Abstract

To be able to adjust to a foreign work environment, expatriate managers need to know what to adjust to. This article explored to what extent expatriate executives are familiar with the work values of their host country national subordinates in Asia. A field study investigated Swedish top managers' perceptions of the work values of their middle managers who were employed in Swedish subsidiaries in Hong Kong. The result showed that the Swedish executives significantly underestimated the importance of the work values of their subordinates in one third of the investigated values. Managerial implications of the findings are discussed.  相似文献

Abstract

Many countries are working on the realization of a new sort of public management, which is less governmental and more market oriented. As a consequence the role of health-care managers is changing. They are increasingly addressed as (social) entrepreneurs. This article is based on the results of a survey sent to Dutch health-care executives. The aim of the survey was to explore how the new discourse affects the practice of management. The results show that entrepreneurship is a construction and a contested concept. Nevertheless, executives are very sensitive to the concept. It certainly confuses them and can make them feel more vulnerable. However, new expectations can also perform an important function as a catalyst for executives to rethink their role and their position. From that point of view the phase of multi-interpretable expectations and vague discourse can be seen as a necessary phase in realizing health-care reform.  相似文献

Abstract

Despite an increasing number of studies that show a positive relationship between the supportiveness of a feedback source and feedback seeking, little is known about the impact of supervisors’ demonstration of feedback-seeking behavior on promoting employees seeking feedback from them. In addition, although previous studies have shown that feedback seeking is an interactive process and is emotionally charged, to our knowledge, no studies have investigated the role that the source’s emotion regulation played in the feedback seeker’s seeking frequency. The present article developed a moderated mediation model to fill this void and tested it with data from a sample of 215 supervisor–subordinate dyads from China. We hypothesized and found that supervisors’ feedback seeking from subordinates were positively related to subordinates’ feedback seeking from supervisors, mediated by the perceived value and cost of the feedback seeking. The results also supported the moderating roles of supervisors’ emotion regulation in the mediation model.  相似文献

This study had two objectives. First, to establish the relative importance of expatriate managers' job knowledge, relational leadership skills, and cultural openness and adaptability for expatriate success from the perspective of host-country national subordinates, and to test whether these personal attributes are related to expatriate success criteria (expatriate work adjustment, subordinate commitment, subordinate job satisfaction, and unit performance). Second, to test whether host-country national subordinate ethnocentrism is related to expatriate work adjustment. Respondents were 129 host-country national subordinates of expatriate managers. Results showed that subordinates perceived all personal attributes as important and that all personal attributes were positively related to most of the success criteria. However, relational leadership skills was the most important personal attribute, and it was the crucial success factor for expatriate managers' unit performance. Subordinate ethnocentrism was negatively related to expatriate work adjustment. Practical implications and directions for future research are discussed.  相似文献

Abstract

This paper uses a survey to analyse how administrative executives perceive coordination following the reform of the Norwegian Labour and Welfare Administration. Applying a structural and cultural perspective, it examines the relationship between coordination mechanisms, cultural features and perceived coordination quality. The executives identify strongly with finding joint solutions and getting public organizations to work together. Coordination by hierarchy and networks co-exist, but the hierarchical dimension dominates. Vertical coordination is regarded as quite good, while horizontal coordination is seen as rather poor. The relationship between coordination mechanisms, cultural features and coordination quality are rather ambiguous and loose, however.  相似文献

Abstract

Over the last decades the process of modernization in the public sector has fostered the adoption of new accounting techniques, such as accrual accounting and non-financial performance measurement systems. The purpose of this paper is to test hypotheses on the different perceptions of politicians and managers as to the importance of performance information. Our findings suggest that politicians’ and managers’ views on the importance of performance information are more similar than expected. They also show that accounting innovations are in some cases embraced with enthusiasm (non-financial performance), whereas in other cases they are hardly recognized (e.g. accrual accounting).  相似文献

在组织管理中,上级信任作为组织内部"软控制"的核心要素,能够激发下属积极性并提升绩效。然而,有学者质疑,员工在感知到上级信任之后就一定会快乐吗?为了回应这个问题,本文基于情绪认知评价理论,提出感知上级信任的两个维度存在双刃剑效应:一方面,当员工感知到上级的依赖时,会产生自豪,进而从事更多的主动性行为;另一方面,当员工感知到上级的披露时,会产生焦虑,进而表现出更多的工作退缩行为。通过对各个行业216名在职员工的三阶段配对数据进行回归分析,本文提出的双中介模型获得了数据的支持。本研究的发现有利于从新的研究视角来认识感知上级信任的双刃剑效应,引导管理者合理表达信任,以激发下属主动性行为,规避退缩行为。  相似文献

The role of political skill was examined in the dynamics of supervisor–subordinate relationship in Chinese firms. Data from a survey of 343 employees, their 343 direct supervisors, and 662 of their peers were applied to test a model proposing that Chinese subordinates employ political skill to influence their guanxi with their supervisors, and so promote their career development. We found that supervisor–subordinate guanxi mediated the relationship between political skill and career development of the subordinates. Implications of the findings were discussed.  相似文献

Abstract

This paper uses institutional theory to highlight different patterns of cross-sector collaboration from the perspective of social enterprises. Specifically, it explores how and why social enterprises interact with mainstream businesses and to what extent their collaboration patterns reflect a vision of how their social mission should be implemented and institutionalized. The empirical analysis is derived from a qualitative study of ‘fair trade’ – a hybrid model created by social enterprises and using market mechanisms to support small-scale producers in developing countries and to advocate for changes in international trading practices. The findings highlight three strategies used by fair trade social enterprises to manage their interactions with mainstream businesses: sector solidarity, selective engagement, and active appropriation. This paper suggests that each strategy is motivated by a different vision of how best to articulate the social mission of fair trade via specific types of collaborations. It also notes how each vision has a distinct pattern of institutionalization at the field level. This paper adds to the emergent literatures on social enterprise and social entrepreneurship, fair trade, cross-sector collaboration and hybrid organizing.  相似文献

What drives executives has a great deal to do with how they lead. Executives generally are highly motivated to attain mastery—to achieve at a high level, to be exceptionally capable, to be acknowledged as masterful, and so on. An intense drive to mastery is certainly a prerequisite to effective executive leadership. But in some executives there can be virtually no limit to the extent of their ambition for themselves and their organizations. These driven individuals are capable of going to counterproductive extremes to satisfy their appetites for mastery. So, based on intensive research on character and leadership on senior managers, this article shows how the “expansive” temperament can be a boon or a bane to an organization's existence.  相似文献

Moneyball (Lewis, 2003), a New York Times bestseller, is a book about baseball. When read through a broader lens, however, Moneyball is also a book about innovation, resistance to change, competitive advantage, achieving excellence, and, of most relevance here, human resource management. While many would agree that the radical innovation described in Moneyball represents a “new vision of management” in baseball, this article describes how Moneyball lessons might contribute to a “new vision of HRM” in various types of organizations. The focus of the article is on what HR executives and scholars can learn from the Moneyball phenomenon. More specifically, the authors address a number questions related to the Moneyball story that have relevance to successfully implementing HRM innovations; these questions have to do with overcoming resistance to the implementation of radical innovation and how HRM innovation can contribute to sustainable competitive advantage. © 2006 Wiley Periodicals, Inc.  相似文献

A market paradigm has been dominant in the field of community development, defining how governmental officials, development professionals and even academics view the world, and influencing the way problems are identified, the kind of questions asked, the solutions considered, the criteria for ‘success’ and even the evaluative methodologies employed. This article maintains that the market paradigm has not succeeded from the micro-social perspective of the residents or the development of their communities as a whole. By problematizing two concepts embedded in the market economy paradigm, value (both monetized and non-monetized) and exchange (terms of trade), we offer a concrete vision of urban policy analysis from a social economy paradigm.  相似文献

Abstract

There is a dilemma for HR executives concerning social media policies: Should HR managers allow employees to use social media while at work? The question has no easy answer because there are conflicting views on the matter. However, the conflicting views can be resolved if we focus on the individuals with whom an employee interacts through social media. Building on data on the blogging activity of 269 employees working for a Canadian health-care provider, the paper reveals a new problem: The extent to which employees engage in personal blogging with outsiders – individuals who do not work for the organization – is negatively related to intrinsic work motivation and to proactive behavior. After having introduced the problem, the paper shows a solution. If employees engage in blogging with coworkers, the negative effects turn positive: Blogging with coworkers positively affects intrinsic work motivation and proactive behavior. Finally, the paper offers a recommendation for HR managers to leverage the solution. Through social job design and increasing formal interaction requirements, HR executives can reinforce the association between social media use and blogging with coworkers. Overall, the paper helps HR executives to clarify the outcomes of social media, find a problem, suggest a solution, and recommend how to achieve it.  相似文献

The vision of factories-of-the-future is motivating many industrial companies to modernise their existing portfolio of systems and services to maintain market share and improve business agility. For long-lived industrial systems, it is challenging to adapt legacy assets to a service-oriented stream in cloud computing and Internet-of-things contexts. For this reason, many research studies have proposed techniques and methodologies to migrate legacy industrial functions and systems at different hierarchy levels of automation control. This paper presents an overview of these techniques and methodologies, as well as industry practices to achieve the vision of factories of the future. Better understanding the challenges encountered in legacy migration processes will help researchers and practitioners in their further efforts.  相似文献

Abstract

This article explores the effects of embeddedness in communities upon entrepreneurial practices. Based on the lived experiences of 10 craft entrepreneurs, this study reveals that within certain contexts, such as craft communities, entrepreneurs are expected to exhibit high levels of camaraderie and generosity, which leads them to create social value by supporting their peers and freely sharing their resources. Entrepreneurs achieve ‘fitting in’ not only by learning accepted norms, but also by performing strategic actions which allow them to temporarily adapt their conduct to meet the expectations of community members. Thus, this study exposes a largely concealed element of social entrepreneurial practice. This article also reveals that embeddedness in communities can lead entrepreneurs to collaborate with potential competitors. Craft entrepreneurs share their economic, cultural, social and symbolic capital in order to support and help revitalise their communities, to perpetuate their respective industries and to sustain a genuine interest in hand-crafted products. They consider such supportive behaviour a social responsibility that is shared among community members and a task that is passed from one generation to the next. Thus, this article reveals that collaboration and social value creation can be embraced in response to community norms and expectations.  相似文献

ABSTRACT

Hybrid professional managers appear less effective in introducing management into public professional settings than policymakers hope. To date, research has offered little understanding of professionals’ identity transition challenge and the role of social interactions underpinning this process. We studied the identity work of hybrid doctors inside a large public health-care organization, finding that it takes place through processes of familiarizing with management, rationalizing being a hybrid, and legitimizing the new role-identity. We contribute to the literature by showing that identity work is distributed and enabled by social interactions beyond the professional group. Implications for policymakers and executives are discussed.  相似文献

The dramatic changes of the past 25 years in the nature and conditions of work, including the globalization of organizations and the introduction of a strategic as opposed to employee-centered conception of HR have impacted the ways in which moral problems are manifested. But the paradigmatic forms taken by those problems, the character traits and motives needed to recognize them as such, the ethical reasoning used to address them, as well as the substance of the ethical principles on which such reasoning is based are all essentially unaffected and still pertain. Also discussed are distinctions among the variety of behaviors constituting the moral domain (incivility, intentional anti-organizational acts, and ethical failings); micro-versus macro-conceptualizations of “business ethics”; and formalistic versus principled mechanisms for promoting ethical organizational behavior. Viewed as critical is moral leadership from senior executives in creating salient ethical organizational cultures and climates.  相似文献

When a flash fire swept through the conference center at the Stouffer's Inn Hotel and Conference Center in Harrison, NY, on December 4, 1980, killing two of Arrow's three top executives, one the CEO, along with 11 other executives, it fell to the sole surviving leader, John Waddell, to hold the grieving company together. His most pressing challenge was finding a new leader with the right vision, values, and leadership style to take the helm. For Waddell, the experience was laced with highs and lows, including a decision destined to be a serious error in judgment. But 2 years later, the charismatic leader he wooed, Stephen P. The purpose of this paper is to describe the design of Global Leadership Life Inventory (GlobeInvent), a 360-degree leadership feedback instrument. This instrument is presently used in executive programmes to help identify the operational mode of individual executives. Proper use of this instrument enables the user to determinate those areas of leadership behaviour where improvement is needed.

Because most studies pay attention only to the surface manifestations of leadership, most leadership feedback instruments, in turn, are not concerned with the psychodynamic processes that underlie leaders' character and behaviour. To address this gap, the GlobeInvent is based on a clinical orientation to the study of leadership. This approach provides a more complete analysis of the ‘inner theatre’ of leaders?–?that is, what makes them tick?–?as well as measuring the dynamic, two-way relationship between leaders and followers.

The first step in designing the instrument was to pinpoint significant themes pertaining to exemplary leadership. To that end, semi-structured interviews with senior executives were held. The leadership dimensions that emerged from that process were then tested on an international sample of senior executives. Analysis of the data from the testing confirmed the existence of twelve robust dimensions with a high reliability and internal consistency.

Because the GlobeInvent is a 360-degree feedback instrument, this article addresses differences between ‘Self’ scores and scores given by others (‘Observers’), gender differences in scoring and the influence of nationality, management experience and age on test results. The implications of using such an instrument as a 360-degree feedback tool are reviewed, and suggestions for future research are offered.  相似文献

Over two decades, social influence researchers have called for a study that would examine how, why, and when influence tactics are effective. Informed by balance theory, the present study proposes that subordinate and supervisor political skill impacts the effectiveness of ingratiation attempts. The results from a survey of 228 supervisor–subordinate dyads in Chinese firms indicated that subordinates with high political skill are less likely to have their exhibited ingratiation behaviour perceived by their supervisors; however, supervisors with high political skill are likely to perceive ingratiation behaviour demonstrated by their subordinates. Moreover, the most successful condition for enabling subordinates to hide ingratiation from their supervisors is when the subordinates are politically astute and the supervisors are not. Furthermore, when supervisors perceive ingratiation behaviour, they rate low on the job performance and promotability of their subordinates; these low ratings are explained by the undermined personal reputation of the subordinates due to their ingratiation detected.  相似文献
