既有研究发现,企业导师制在实践中的积极和消极影响共存.寻找双向选导情境下,企业导师制实施实践中趋利避害的方法对引导新员工成功社会化,最终成为组织的有效资源是十分重要的,特别是在劳动力市场更新换代的加速期.本研究采用案例研究的方法,探索双向选导情境下,企业导师制在新生代新员工组织社会化的过程中产生作用的内在机制.通过对A公司(猎头行业)的16名新生代新入职员工访谈数据和观察数据进行分析,发现在新生代员工进入组织初期,导师对新员工的指导大致存在工作指导、心理咨询、调解和提拔四个阶段的递进,但四个阶段不是绝对割裂的.在某段时间,员工可能同时对人际交往、工作存在冲突,需要导师及时地给予咨询与调解.本研究为企业导师制的研究提供了新的劳动力市场视角,通过案例分析联结和扩展了企业导师制的相关研究.在企业导师制实施实践中,管理者应该注意劳动力市场更替及导师指导的阶段性.  相似文献

近年来随着就业市场流动性的提高,对组织社会化的研究越来越重视新员工的主动社会化行为。本文通过对北、上、广、深四城市的问卷调查,应用相关分析和回归分析,深入研究新员工主动社会化行为的构成及其对组织社会化后果的影响。研究表明:中国情景下新员工主动社会化行为包括信息与反馈搜寻、网络联系和开发人情关系等四个维度;新员工主动社会化行为显著影响组织社会化的近端后果和远端后果,且近端后果在主动社会化行为和远端后果之间起部分或完全中介作用。组织应该重视并鼓励新员工的主动社会化行为,帮助新员工尽快实现从组织"外部人"向"内部人"的转变。  相似文献

论文基于社会认定理论、匹配理论以及计划理论分析了个人组织价值观匹配如何影响新生代员工工作积极性,并探索组织承诺在两者之间所发挥的作用。研究结果表明,当个人组织价值观匹配程度越高时,新生代员工工作积极性越高,且组织承诺在两者之间存在着中介的作用。此结论丰富了论文的相关理论,同时对企业提高新生代员工积极性有一定的参考价值。  相似文献

新员工是企业发展的主要动力,员工初入组织时,容易因不适应而产生工作倦怠甚至离职行为,对组织发展有不利影响.组织社会化是帮助新员工适应组织的重要途径,受到了企业在管理实践中的重视.本文分别在金融行业和互联网行业中选取了具有代表性的公司进行案例研究后发现:在中国文化背景下,新员工的社会化可归纳为三个阶段,分别是迷茫期、适应期与接受期;社会化策略的选择应考虑与企业的文化、战略等保持一致;工作内容的掌握被认为是组织社会化最为关键的学习部分;新员工主动寻求信息时,较多采用观察与询问的方式,并且观察行为先于询问行为发生.为更好地实现社会化,企业可以构建包括导师在内的参与者体系,努力创造条件帮助新员工融入组织,最终通过本文案例的讨论,以期对企业开展组织社会化实践有所帮助.  相似文献

员工与组织价值匹配是当代人力资源研究领域的一个重要课题。本文通过问卷调查,运用相关分析和回归分析等手段,探讨了人口统计学因素和组织社会化策略对员工—组织价值匹配的影响。研究结果表明:员工受教育程度和工作年限对员工—组织价值匹配具有显著影响;组织社会化三类策略(即情境性策略、内容性策略、社会支持性策略)对员工—组织价值匹配均具有显著的正向影响。  相似文献

Abstract

Integrating new employees so that they perform well, fit in well and are committed to the agency is a salient concern for public managers. Organizational socialization is the process by which new employees learn the knowledge, skills and values required to become organizational members. This article develops a model of organizational socialization grounded in newcomer social networks and set within a context of public service identity. Social network theory and methods offer a means for examining and interpreting patterns of interactions between newcomers and organizational members. This article concludes with propositions for future studies of organizational socialization and social networks.  相似文献

Using the longitudinal survey data of newcomers working for Japanese firms, this study demonstrates that the socialization tactics used by Japanese firms were positively related to the degree of socialization of newcomers, which eventually correlated positively with the time-series differences in organizational commitment and achievement motivation from the first year (T1) to the second year (T2) of their organizational entry, and negatively with the longitudinal change in turnover intention from T1 to T2. In addition, the results show that the newcomers' attitudes toward their pre-entry job search efforts, as with their entry (T1), had a negative influence on the change in value commitment from T1 to T2, indicating that those who rated their past job search activities as successful tended, as of their entry into the organization, to diminish their level of acceptance of their organization's values over a year. Findings are used to discuss how firms can effectively manage their entry-level employees to facilitate their adjustment and retention.  相似文献

Over the last decade, teleworking has gained momentum. While it has been portrayed as both employer- and employee-friendly, we question the positive normativity associated with teleworking by showing how it may endanger an organization's knowledge base and competitive advantage by threatening knowledge transfer between teleworkers and non-teleworkers. Drawing on the literature on knowledge we present the cognitive and relational components of organizational socialization as key facilitators of knowledge transfer and we demonstrate that teleworking may negatively affect these cognitive (shared mental schemes, language and narratives, and identification with goals and values) and relational (quality of relationships) components, depending on its frequency, location(s), and perception. Finally, we suggest some managerial avenues for addressing these potential negative side effects of teleworking.  相似文献

This study examined a research model for explaining the relationships of intranet adoption and newcomers' organizational socialization in the hotel industry. Data were gathered for a structural equation model (SEM) analysis, from 298 individual participants, who had only worked in a hotel for 6 months to 1 year. The research results demonstrated the mediation role of the perceived usefulness (PU) and perceived ease of use of the intranet. The SEM results also revealed that usage of the intranet did increase the extent of an employee's socialization into the organization. Moreover, PU has direct and indirect effects on socialization. Tests on gender and age differences were conducted. The invariance analysis of the theory model showed that both males and females demonstrated the same patterns in performing technology acceptance factors and socialization, whereas different age groups demonstrated significantly different paths. The direct effect of PU was not significant for the newcomers aged over 35.  相似文献

Abstract

Social enterprises, as a typical type of hybrid-identity organization, face identification tensions among members, arising from the divergent identities. Prior research has focused on how hybrid identities can be managed at the organizational level. However, the process through which identification emerges in hybrid-identity social enterprises remains relatively unexplored. This study addresses these gaps and aims to contribute to identity and identification theory. This research has taken a qualitative (case study) approach, with in-depth interviews and archival data from nine social enterprises in Taiwan. Our findings reveal three different types of responses to hybrid identities of social enterprises: synthesis, integration, and deletion. It is observed that different hybrid identities management and organizational identification management practices will lead to members’ identification and dis-identification. This research proposes an attraction-selection-socialization model, suggesting that, to foster identification, social enterprises need to manage their hybrid organizational identities and embed the new common identity into members’ daily work through attraction, selection, and socialization processes.  相似文献

组织社会化策略在新员工的组织进入过程中扮演重要的角色,对新入职员工的态度和行为有重要影响.本研究以一家家电企业上海总部的员工为对象,研究在中国环境下,组织社会化策略对新入职员工离职倾向的影响,发现制度化的组织社会化策略对新入职员工的离职倾向有显著的负面作用,而对老员工的离职倾向影响不显著.论文的结论对组织对新员工的组织进入过程的管理有借鉴意义.  相似文献
