Much has been written about performance appraisal (PA) in such a manner as to suggest that the process is politically driven, even though one of its primary purposes is said to be the development of the individual employee. Our examination of a cross-section of workers' perceptions of this process was therefore motivated by the need to determine whether they believed that they experienced fair outcomes from PA, and whether its usage was seen to contribute toward their career advancement.

Given the role unions are expected to play in shaping human resource outcomes, we hypothesized that workers in the non-union environment would experience lower levels of procedural and interactional justice than their trade-union counterparts. We also hypothesized that, since unions might be asked to walk a tightrope in contesting PA decisions affecting different persons who were union members, employers would be able to exercise much discretion in making those decisions, with the result that there would not be any appreciable difference in justice perceptions between union member and non-union member. A third hypothesis that informed the research was that workers' perceptions about the treatment received from performance appraisal were likely to influence their expectations regarding career advancement, as expressed through opportunities for training and development, pay for performance and promotions.

No significant differences in perception were found among union and non-union respondents' perceptions about the vast majority of procedural elements used in this study. Contrary to our hypothesis, non-union respondents expressed less unfavourable perceptions about the interactional elements than their trade-union counterparts. The results confirmed the hypothesis that workers who believed that performers were not treated fairly as a result of performance appraisal would also agree that their expectations regarding development and advancement were not being met. We found significant, but relatively moderate relationships between perceptions about treatment of performers and their expectations about career advancement.  相似文献

The Navy is undergoing fundamental changes that will likely alter the nature of work and worker requirements. At the heart of their human resource management strategy are five distinct competency areas: professional development, personal development, leadership, certifications and qualifications, and job performance. These five areas, called “vectors” by the Navy, form the foundation around which the Navy identifies the knowledge, skills, and abilities which Sailors need to succeed. As part of this HR transformation, the current research describes the design of a career development and advancement system. The primary component of the system is a weighting algorithm that links performance across all five areas to advancement to the next paygrade. The system is designed to compute an advancement score based on achievement of defined milestones across all five competency areas of concentration. It does so by defining the career paths associated with a member's development across these five areas; and identifying the advancement potential for recruit, apprentice, journeyman, and master-level personnel across every occupation in the U.S. Navy. In addition, this scoring system will be transparent such that personnel can view their own record at any time and assess what they might do in their career to improve their relative standing for future advancement. These results will also be used by future promotion boards to guide their selections.  相似文献

This study aimed at identifying the factors that working women in Cyprus are faced with which lead to experience discrimination, examining possible barriers that affect women's advancement and identifying organizational practices that assist them in achieving work–life balance. The data were collected by the distribution of a questionnaire, which was on a voluntary, anonymous and confidential basis and targeted women of four different occupational levels. Several barriers were identified, preventing them from advancement such as stereotypes, conflicting work and family obligations, lack of women role models and low levels of self-confidence. This research enhances women's awareness of the existence of gender discrimination at work and the barriers in their career advancement. It highlights the creation of company programs such as mentoring programs, refresher courses, flexible work hours and on-site childcare, which could help women in developing and advancing their careers as well as achieving work–life balance.  相似文献

Few studies have investigated contemporary professional migrant women from mainland China to developed economies like Australia to understand their motives of migration and the strategy they may adopt to advance their careers. This paper fills part of this important research gap by investigating the career rebuilding experience of Chinese professional immigrants in Australia. It examines the motives of their migration, their career aspirations, the strategies they adopt to rebuild their career and the types of career they are rebuilding. It explores how the compounded effect of gender, race, immigration and family commitment may be articulated in the family and social relations, and how these factors affect women's career aspirations and outcomes. This paper concludes that whilst social capital is important for Chinese migrant women professionals who already possess a high level of human capital, to restart their post-migration career, cultural capital is crucial for their managerial career advancement.  相似文献

This paper constructs and estimates a career decision model where individuals search for both careers and firms that are a good match for their idiosyncratic skills using the NLSY79. It departs from previous papers in that career mobility decisions and participation decisions are explicitly modeled. I find substantial returns to career-specific experience. However, college graduates' wage grows little through career-match upgrading, which results in a lower incidence of career changes than high school graduates. The finding suggests that college graduates learn about their suitable careers before they enter a labor market.  相似文献

While parental leave is considered an important right for employees, its application in different work environments is not always straightforward. It is worthwhile to study the implementation in the workplace of the parental leave policy introduced in Québec, especially since this policy has unique characteristics not found anywhere else in North America. We chose to carry out our study in a metropolitan police service. Our results, both quantitative and qualitative, outline significant differences between the perception of all types of parental leave by respondents who have already taken it up and those who have not yet done so. Analysis of these differences brings to light the fact that formal support is not enough: management needs to make sure that employees really feel supported by their work environment when they taking up leave and that they do not feel that they have to pay for it in terms of career opportunities or advancement.  相似文献

Due to extensive changes to higher education in Britain, it is possible that graduates entering the labour market will have work experiences approximating to the ‘new’ career. We know little about whether this is a situation graduates are prepared for, or whether they welcome it. This article argues that a view about the changing nature of careers from the employee's perspective is needed. It describes some research investigating the career preferences and career self‐management of UK graduates in different organisational contexts, and provides evidence to suggest that graduates' endorsement of the ‘new’ career is limited. Employability is a key concern, but graduates expect to be able to develop that employability within the context of a traditional career. The article concludes by considering the implications for organisational career management, arguing that the traditional career still has considerable value for both employers and employees.  相似文献

We look at the relationship between the number of assignments, the length of international assignment experience, the type of employer commissioning the international assignment, the individual's career stage at the first assignment, and career advancement: the time that the executives took to be appointed to the CEO position from the start of their career. Our sample of 1001 chief executives, based in 23 countries and affiliated with the 500 largest corporations in Europe and the 500 largest in the United States, allows us to examine important individual- and organization-level contingencies that affect the relationship between international assignment experience and career advancement. We find that international experience slows the executives' ascent to the top, longer assignments and a larger number of assignments being detrimental to their speed of ascent to top corporate positions. Further, international assignments at corporations other than the CEOs' current employer and assignments taken at later stages of executives' careers damage career advancement.  相似文献

Concerns expressed in the mid-1990s about the lack of research on late career are no longer valid. There is a growing body of research; however, it is scattered across a range of disciplines. In an effort to gather current thinking on late career, this review draws upon work addressing chronological aging, labor economics, sociology and social psychology, retirement research, human resource management, and career theory. Several cross-disciplinary observations were made: (1) Cognitive declines with age are not sufficient to impact work performance; (2) Current economic models assume declining productivity among older workers, but this reflects perceptions rather than reality; (3) Aging may be better understood as a series of discrete transformations rather than as a continuous process of decline; (4) A productive use of older workers recognizes individuals' specific strengths and the increasingly distinctive individual differences among older workers.  相似文献

The “Peter Principle” (Peter and Hull, 1969; Fairburn and Malcomson, 2001; Lazear, 2004) suggests that individuals are “promoted to their level of incompetence”. A corollary of the “Peter Principle” prediction is that external hires should have an advantage when competing with incumbents for a higher position. Using five years of personnel records from a single large U.S. corporation, this paper contributes to the literature on internal labor markets and intra-firm job mobility by testing this prediction for career advancement. Results support the idea of differences in promotion dynamics among incumbents and external hires, since past career advancement within the firm result in a lower probability of subsequent promotion, even after controlling for workers' heterogeneity and tenure on the current job. The advantage for external hires does not hold once other job changes (lateral transfers, task reorganizations) are considered, highlighting that promotions are a very different job placement mechanism than transfers. Overall, the evidence points out towards declining performance following promotion, as opposed to alternative competing hypothesis of probation placement or “handicapping” external candidates.  相似文献

Following the path metaphor of careers along with signalling and human capital theories, we examine important factors that predict individuals' advancement in a career. With a unique sample of American football players, we tested the influence of individuals' human capital on their performance, value and advancement along a career path. Our findings indicate that individuals' human capital assessed in the first stage of the career path is positively related to individuals' performance in the second stage of the career path and the value placed on individuals in the third stage of the career path. We also found that performance in the second stage mediated the relationship between human capital assessed in the first stage and the value placed on individuals in the third stage of the career path.  相似文献

This article reports the findings of a study that explored the links between career self‐management, management of the boundary between work and non‐work, and work–life balance, using a sample of young professionals. The findings show that individuals engage in different kinds of career self‐management behaviours, depending on their career goal. Management of the boundary between work and life outside work is identified as one such behaviour, with the consequence that, for some people, managing the career has a harmful effect on their work–life balance. The research adds to knowledge about the career self‐management process and shows how career stage influences career goals and career self‐management behaviour. It demonstrates how career attitudes and behaviours may be critical to the achievement of work–life balance and confirms that work–life balance matters to younger members of the workforce, regardless of their family responsibilities.  相似文献

Prediction of protean and physical boundaryless career attitudes (organizational mobility preference) was investigated through two work cognitions: work importance and work alternatives. Regulatory focus theory served to explore mediation effects in these predictive relations. Respondents were 336 engineers and computer scientists employed in Israel’s hi-tech industry in a post-organizational downsizing period. Results of the direct model showed that perceptions of work importance were related to protean career attitude and not to physical boundaryless career attitude, while perceived work alternatives were related to both career attitudes, but more to the physical boundaryless. The mediated model showed that the promotion motive predicted increase and the prevention motive predicted decrease in both career attitudes, implying that both were triggered more by motives for opportunities and gains than by fears. These results contribute to knowledge on career self-management in the context of repeated organizational downsizings, and underscore the importance of designing human resource career policies that consider employees’ work values and work alternatives.  相似文献

Until recently, violence in the home has been regarded as a private family matter. Employees who are victims of abuse at home have been expected to put their experience of abuse behind them when they go to work, and employers have not been expected to interfere. Yet, the consequences of disregarding family violence as an organizational issue may be quite severe. This article suggests that family violence can affect the career advancement of individual victims; their performance at work; relationships with co-workers, supervisors, and customers; and, ultimately, organizational effectiveness. Moreover, this article argues that organizations have a social responsibility to contribute to the elimination of family violence by creating a workplace environment in which violence is not tolerated, abused victims are provided with support and assistance, and strategies for equalizing power relationships between men and women are implemented. Implications for future research as well as for organizational policy and practice are explored.  相似文献

This article explores the concept of a careerist orientation to work, which is defined as the propensity to pursue career advancement through non-performance-based means. A scale is developed to measure this concept using a sample of 227 business school alumni. Exploratory empirical data suggest that careerism is associated with consistently more negative job attitudes, a greater desire to advance and to change jobs, and more frequent promotions. Implications of a careerist orientation to work for both individual career management and organizational career development are discussed.  相似文献

In this study geographically mobile managers in 1978 were compared to mobile managers in 1989 and significant changes were found in career patterns and attachment to the organization and the job. The managers in 1989 were changing jobs and relocating more frequently than were the 1978 managers. They were also less satisfied with their companies. Job involvement and job satisfaction, however, were higher among the 1989 managers than among the 1978 managers. Retrospectively, the 1989 managers thought they were less loyal to their companies than they had been five years previously. Managers' attachment to their organizations may be tied to challenging jobs that provide career development opportunities; those organizations unwilling or unable to provide such jobs may experience higher managerial turnover.  相似文献

Many corporations are retraining midcareer managers in order to combat employee obsolescence and boost corporate competitiveness. The receptivity of midcareer managers to retraining is mixed. Those managers who believe they can master new work-related learning (in the terms of this study, those who have positive self-efficacy in learning beliefs) are most amenable to retraining. The objective of the present study was to determine the antecedents of positive self-efficacy beliefs for midcareer managers facing retraining. We discovered that managers' advancement potential and the relevance of their previous training had a profound impact on their self-efficacy beliefs. These findings have important practical implications. The seeds of receptivity to retraining are planted throughout managers' careers. Hence, retraining should not be viewed on a program-by-program basis, but rather should be understood in the broader context of corporate life and individual career history. To prepare for the inevitable corporate evolution and change demanded in a dynamic business environment, senior executives and human resource managers should be proactive in creating those conditions that facilitate the development of positive self-efficacy in learning beliefs.  相似文献

We focus on how interpersonal characteristics should influence leader support for gender equity in organizations. Recognizing gender disparities in organizations and the “labyrinth” that women face when they advance in their careers (cf. Eagly & Carli, 2007), we develop a model for how interpersonal characteristics of leaders, both men and women, influence power construal and thus their use of empowerment, mentoring, and performance feedback, ultimately affecting career opportunities for women in organizations. The model proposes that leaders who are high on communal goal orientation, a prosocial characteristic, are more likely to construe power through a responsibility lens and behave in ways that ultimately support gender equity in organizations. In contrast, leaders with an exchange goal orientation are more likely to construe power through a freedom lens and behave in ways that are self-serving. Prestige motivation will increase the extent to which leaders, especially those who are communally oriented, share power. Dominance motivation will increase the extent to which leaders, especially those who are exchange oriented, act in self-interest and retain power, ultimately imposing barriers to women's career advancement. Organizations can potentially increase leader power sharing by encouraging and reinforcing leaders' prosocial characteristics of communal orientation and prestige motivation. Implications for research and practice are discussed.  相似文献

A survey was conducted on 302 working men and women in Japanese private firms and local government organization anrl 51 non-working Japanese women to examine the attitude and consciousness towards career commitment and continuity if organizations adopt some policy formulations in more relaxed ways to accommodate, particularly, Japanese women in the workplace. Many studies have well documented that women’s passive attitude towards career commitment and continuity, as compared to that of men, is the outcome of discriminatory HRM policies and practices in the internal labour market. The ANOVA results show that the attitude on the policy relating to work–home harmonization differs significantly between men and women. As compared to working women, non-working women would have a more positive attitude to career commitment and continuity if a work-home harmonization policy wcre adopted. The ANOVA results also reveal that men and women have shown an almost similar attitude to pay structure and, thus, the integrated corporate pay structure can help in developing women’s attitude and consciousness towards career commitment and continuity, but women cannot share equally with their male counterparts as regards the policy of career development; rather, they are demanding job security, distributive justice and career counselling in the workplace.  相似文献
