A multi-level study of emergent group leadership: Effects of emotional stability and group conflict

Based on theories of self-organization and group evolution, we propose and test a multi-level model of emergent leadership in work groups. We investigated in particular how individual trait emotional stability (emotional disorder threshold, emotional resilience) and perceived group conflict (task conflict, relationship conflict) affect the awareness of emerging as a group leader. Based on data from 230 employees in 56 work groups in eight Chinese firms, and analyzed using structural equation and hierarchical linear modeling, the results support the idea that emotional stability is positively related with emergent leadership, but negatively with group task and relationship conflict. We also found that group task and relationship conflict moderated associations between emotional stability and emergent leadership, although the moderating effect of relationship conflict was marginal. The implications of the findings for theory relate to the relevance of self-organization and group survival theory for understanding leadership emergence. From a practical perspective, our findings suggest that mangers can expect leadership in conflicted groups to emerge from more emotionally stable group members.

Information sharing and group efficacy influences on communication and decision quality

Group efficacy has generally been found to have a positive effect on group performance. This study reveals a less favorable consequence of high group efficacy, its tendency to promote inferior group decisions under certain circumstances. Previous studies have found that members in a group generally exhibit bias towards utilizing shared information to make decisions. This study examines the effect of group efficacy on both the process (in terms of communication) and outcomes (in terms of decision quality and deviation from initial individual preference) of group decision-making. When information was not completely shared by group members prior to group discussion, members of low-efficacy groups communicated more and more readily changed their initial decision preferences. In the end, they were able to make objectively better decisions. These effects of group efficacy were even more pronounced when individual group members had conflicting information in the beginning about the issues prior to group discussion.     

Performance differences among strategic group members

Whether and why members of the same strategic group would experience different performance results has received little attention in previous research. These questions are addressed in this paper. First, conventional theory on the relationship between firm performance and strategic group membership is reviewed. Then a theory is developed as to how historical differences among strategic group members may result in performance differences. An empirical analysis of risk and return relationships is conducted, centered on the nature of environmental change characterizing the industry. The empirical setting throughout is the U.S. pharmaceutical industry over the period 1963–82.

A method for identifying and assessing key customer group needs

This paper presents a methodology for identifying and weighing the importance of product attributes used by a key customer group of a company. A central feature of the technique is the introduction of a new concept: competition factors (CF). These factors address the influence of substitute products in the specific product attributes that a customer group considers. A better knowledge of substitute products can surface previously hidden or latent customer needs. CF allow dealing with this problem, providing a powerful tool for market-oriented businesses that seek to understand customers' expressed and latent needs. The wood products industry and architects are used to illustrate the technique.     

Firm,strategic group,and industry influences on performance

A long‐standing debate has focused on the extent to which different levels of analysis shape firm performance. The strategic group level has been largely excluded from this inquiry, despite evidence that group membership matters. In this study, we use hierarchical linear modeling to simultaneously estimate firm‐, strategic group‐, and industry‐level influences on short‐term and long‐term measures of performance. We assess the three levels' explanatory power using a sample of 1,165 firms in 12 industries with data from a 7‐year period. To enhance comparability to previous research, we also estimate the effects using the variance components and ANOVA methods relied on in past studies. To assess the robustness of strategic group effects, we examine both deductively and inductively defined groups. We found that all three levels are significantly associated with performance. The firm effect is the strongest, while the strategic group effect rivals and for some measures outweighs the industry effect. We also found that the levels have varying effects in relation to different performance measures, suggesting more complex relationships than depicted in previous studies.
