This paper reports a segment of broader theory-building case study research exploring organizational learning and knowledge processes in a bio-medical consortium. Its focus is the individual-level factors that influence knowledge processes associated with organizational learning. As we explored how rganizational learning occurred, the underlying knowledge processes came forward as complex and idiosyncratic. In an unanticipated finding, micro-processes emerged as highly influential, with individual perceptions of approachability, credibility and trustworthiness mediating knowledge importing and knowledge sharing activities. We introduce a model – the psychosocial filter – to describe the cluster of micro-processes that were brought forward in the study. Firstly, scientists filtered knowledge porting by deciding whom they would approach for information and from whom they would accept input. The individual's confidence to initiate information requests (which we termed social confidence) and the perceived credibility of knowledge suppliers both mediated knowledge importing. Secondly, scientists mediated knowledge sharing by actively deciding with whom they would share their own knowledge. Perceived trustworthiness – based on perceptions of what olleagues were likely to do with sensitive information – was the factor that influenced knowledge-sharing decisions. Significantly, the psychosocial filter seemed to constitute a heedful process with high functionality. Its effect was not to block knowledge circulation, but instead to ensure that nowledge-sharing decisions were made in a thoughtful and deliberate way. The psychosocial filter suggests an initial framework for conceptualizing the role that individual-level processes play in organizational knowledge sharing. Building on this, the model provides a platform for more focused exploration of knowledge processes and social relationships in organizational learning.  相似文献

This research investigates, reports, and theorizes Yuhan-Kimberly's journey to establish its organizational lifelong learning program in Korea. Based on a four-year longitudinal study and the principles of grounded theory, we propose the notion of anticipative affordance to elaborate the process through which benefits derived from an organization's lifelong learning are created, interconnected, and amplified through the gradual and long-term building and accumulation of shared understanding and commitment. Main theoretical contributions derived from this study are threefold. First, the concept of anticipative affordance enhances our understanding about the key process and challenges related to organizational lifelong learning. Second, anticipative affordance serves as a bridge to synthesize the separation between the cognitive and situated aspects of learning. Third, our research empirically illustrates how collective benefits of organizational learning are actualized over time through the development of learning mechanisms and through the integration of its individual members' learning.  相似文献

abstract    This article is concerned with attitudes to learning in inter-organizational collaboration. Basic attitudes to learning evident in extant research – selfish , sharing and sidelined – are compared with those observed through research-oriented action research. A conceptualization based on a characterization of the attitudes observed in the research situations is produced. It models attitudes to learning in collaboration as bundles of varied stances relating to taking and giving knowledge from or to a partner, or excluding learning from the agenda altogether. The observations suggest that actual attitudes – which are evident at individual, community or organizational level – are much more varied than the basic attitudes and that they often include elements of all three – sidelined , selfish and sharing – motivations. The model acknowledges differences in perceptions of attitudes, differences of attitudes within partner organizations as well as between them, and differences in partners' attitudes to each other over time.  相似文献

In Conversational Realities (1993), John Shotter draws on social constructionist suppositions to conceptualize management as a rhetorically-responsive activity in which managers act as 'practical authors' of their social realities (pp. 148–59). From this perspective, organizations are reworked from permanent, independent social structures to relational landscapes continually shifting from the imaginary to the imagined in interactive moments. Managing is seen as an embodied and situated dialogical activity in which managers act as authors of organizational realities through their conversations. In this article, I take as my central premise, the constitutive and metaphorical nature of language, and explore the practical, enacted aspects of Shotter's concept of authorship. Specifically, I suggest authorship may relate to how managers attempt to construct a sense of who they are, create a shared sense of features of their organizational landscape, and how they may move others to talk or act in different ways through their dialogical practices. I draw on research conversations with managers to explore how everyday poetic talk may be crucial to the process of constructing self, realities, and meaning. This 'reconstruction' of management practice offers both a different way of thinking about managing and potential dialogical resources which may allow managers to author or construct organizational experiences in more deliberate ways.  相似文献

To Come of Age: The Antecedents of Organizational Learning   总被引:1,自引:0,他引:1  
The twin ideas of organizational learning and the learning organization have recently fired the imagination of many academics, consultants and practising managers. There is, however, a pressing need for empirical research to examine the origins and development of these closely related concepts. The qualitative research underpinning this paper was conducted over a three-year period (1994–97) and involved detailed examination of organizational learning aspirations and practices within the UK operations of five major manufacturing companies. Sixty-six interviewees were classified into three groups – strategy, human resources, and research and development – and the data gathered were analysed using the conceptually clustered matrix technique. This led to the identification of a set of six antecedents which together explain the rise to prominence of organizational learning. These six antecedents are: the shift in the relative importance of factors of production away from capital towards labour, particularly intellectual labour; the ever more rapid pace of change in the business environment; widespread acceptance of knowledge as a prime source of competitive advantage; the greater demands being placed on all businesses by customers; increasing dissatisfaction, among managers and employees, with the traditional, command-and-control, management paradigm; and the intensely competitive nature of global business. A model is unfolded which explains the ready acceptance and rise to prominence of the organizational learning phenomenon. A valuable feature of the model is that it demonstrates the interplay of thoughts and feelings between management practitioners and theorists.  相似文献

During the past decade, organizational ambidexterity has emerged as a central research stream in management science to investigate how organizations manage to remain successful over time. By using the lens of organizational learning, ambidexterity can be defined as the simultaneous pursuit of exploratory learning and exploitative learning. In this study, we attempt to bring human resource management into the forum by introducing and testing how human resource (HR) systems affect the firm's ambidextrous learning. We show how high-involvement HR systems may support ambidextrous learning by stimulating firm employees to behave ambidextrously. We also emphasize the moderating role of management support in sustaining ambidextrous learning through high-involvement HR systems. A field study of 182 companies from Spain showed that high-involvement HR systems were positively related to ambidextrous learning and validated the moderating role of management support.  相似文献

In a young entrepreneurial firm, two developmental processes are identified. One reflects the emergence of a social network whilst the other reflects the emergence of a task domain. The concept of ‘organizational dialogue’ is introduced to describe the action strategies through which these two processes are connected. The resulting textures may critically be examined to produce ‘process’ knowledge. It is argued that organizational theory can benefit from more work of this kind.  相似文献

abstract    We examine the performance effects of two knowledge-driven strategies – internal knowledge development and external knowledge access through inter-firm relationships – in the context of venture capital investing. Using longitudinal data on the investments, syndication, and performance of 200 US-based venture capital firms, we find that investing in industries in which a firm has more knowledge and investing with more or familiar external partners enhances investment performance. In addition, we reveal important interactions between the two strategies, such that access to external knowledge is particularly beneficial when the investment exposes gaps in the firm's own expertise. Thus, access to external knowledge is more effective when an incongruity exists between what the firm knows and what it intends to do. We discuss the study's implications for organizational knowledge and learning, strategic alliance, and venture capital literature.  相似文献

In this paper it is argued that organizational learning is facilitated by a free and open form of politics in the workplace based on a system of political, social and civil rights and obligations within a framework of legitimate authority, parallel to the system that exists in the wider society. The argument is developed by examining issues at three related levels: why 'psychic' space is needed to nurture selfidentity and learning; the institutional pressures in the wider social environment that bring about learning within a whole business sector through open political activity; and how existing organizational learning theory and practice reveal numerous ways in which space for learning and innovation can be made available within work organizations through political processes. Finally, suggestions are made for ways of creating a framework within organizations that will enable such processes to develop.  相似文献

ABSTRACT This paper examines learning in interdisciplinary action teams. Research on team effectiveness has focused primarily on single-discipline teams engaged in routine production tasks and, less often, on interdisciplinary teams engaged in discussion and management rather than action. The resulting models do not explain differences in learning in interdisciplinary action teams. Members of these teams must coordinate action in uncertain, fast-paced situations, and the extent to which they are comfortable speaking up with observations, questions, and concerns may critically influence team outcomes. To explore what leaders of action teams do to promote speaking up and other proactive coordination behaviours – as well as how organizational context may affect these team processes and outcomes – I analysed qualitative and quantitative data from 16 operating room teams learning to use a new technology for cardiac surgery. Team leader coaching, ease of speaking up, and boundary spanning were associated with successful technology implementation. The most effective leaders helped teams learn by communicating a motivating rationale for change and by minimizing concerns about power and status differences to promote speaking up in the service of learning.  相似文献

Although a traditional project model is clearly useful for laying out the patterns of relationships surrounding a project, it does not provide the temporally embedded accounts that enable us to understand how organizational learning takes place. The process thinking perspective offers a means to solving this problem. This article provides an analysis of how different processes interact dynamically in order to benefit project‐based companies' organizational learning. Two findings from this study are: (1) organizational learning is a dynamic concept that emphasizes the continually changing nature of a project‐based company and (2) sensemaking and negotiation of meaning are ongoing processes in project‐based companies.  相似文献

Implementing sustainable policies in supply chains is a significant challenge for businesses. Recent evidence has shown that failure to manage supply chains responsibly can have significant impacts on firms' reputation and financial performance. In this paper, we develop a conceptual framework, which focuses on organizational learning, and outline specific channels through which firms can generate learning processes and build appropriate capabilities to successfully implement social and environmental supply chain policies. Drawing on 57 in‐depth interviews from a cross‐sectional sample of seven UK and nine German companies, we empirically assess our conceptual framework in accordance with a grounded, in‐depth case study analysis approach. We find compelling evidence to suggest that organizational learning is an important factor for a successful implementation of sustainable supply chain management. Organizational learning is often established as a result of training, knowledge acquisition, stakeholder engagement and collaboration between intra‐organizational and inter‐organizational partners, including suppliers and NGOs. Nonetheless, our results also emphasize that firms often have few systematic processes through which organizational learning is developed, and that such learning processes are often ad hoc at best, which in turn has significant implications for the responsible supply chain practices. Places and Spaces: The Role of Metonymy in Organizational Talk   总被引:1,自引:1,他引:0  
Cultural meaning making as reflected in, and constituted by, organizational talk is an established field of interest in organizational analysis. However, the discursive mechanics of the process whereby this cultural meaning making is created and maintained are less well understood. The premise of this paper is that taken‐for‐granted assumptions embedded in organizational talk can be explored through the analysis of metonymy, a trope which is under explored in the linguistic turn in organization studies. This lack of focus on metonymy is, we believe, related to the fundamentally conventional nature of the trope in use, which expresses ideas, values and relationships that seem natural, normal and routine but which are culturally bound. We address this gap and carry out a metonymical analysis of organizational talk about physical places and spaces in one organization, to show how cultural norms and meanings are reflected, maintained, and potentially changed in these figures of speech. We show how metonymic chains based on buildings can reflect, reify and simplify the symbolic order of the organization, how these symbolic meanings can be transferred on to other inanimate objects and the constructions thereby spread, how people can be constructed within this symbolic chain, and how these metonymic chains can be invoked to potentially confirm, challenge or change the organizational order.  相似文献

This study investigates the relationships among product/process modularity, organizational learning practices, and mass customization (MC) capability. Drawing on organizational learning theory, we propose that organizational learning practices help to embed the knowledge gained from modular design practices into organizational processes, enhancing MC capability. We empirically test the mediating effects of two organizational learning practices—customization knowledge utilization and business process improvement—on the relationship between product/process modularity and MC capability, using data collected from Chinese manufacturers. We find strong support for the mediating role of organizational learning practices in the relationship between modularity and MC capability. Our findings have implications for management strategies and point to directions for further research in this area.  相似文献

Although researchers have over the years highlighted the importance of managing and supporting learning in project‐based settings, it still seems to be problematic. New project management capabilities are needed, such as systems thinking, which will allow project‐based organizations to better cope with learning in the organizations. This article explores how Swedish project‐based organizations within an engineering and construction context manage and support learning activities today and discusses, with the support of process management literature, how an “organizational‐wide project learning process” could improve the prerequisites for learning in project‐based organizations. Our findings from three project‐based organizations indicate a lack of a holistic perspective on project learning. A conceptual model is proposed, with the aim of validating and promoting process thinking by introducing, for example, new roles responsible for intra‐ and inter‐project learning, respectively.  相似文献

The EU seeks to improve its labour market performance through implementing the Lisbon and European Employment Strategies which encourage the modernization of work organization through the development of partnership with the assistance of an ‘appropriate’ regulatory framework. Key aspects of this latter framework concern workers' rights regarding information, consultation and participation in corporate governance. European labour laws, introduced in the 1970s, sought to strengthen employers' consultation with their workforce and, more recently, the changing economic, technological and organizational environment has returned issues related to workplace democracy to the top of the social policy agenda. Here we evaluate the significance of the new Directive on Information and Consultation with Employees (ICE) within the context of this planned modernization of European social policy. In doing so, we re-examine the historical development of workers' consultation laws in Europe and assess the economic rationale for regulating workplace social dialogue in an enlarged Social Europe.  相似文献

Applying the property of learning to organizations has caused confusion. The paper develops a proposed model or framework for capturing the essential process of organizational learning, and adopts a definition of learning which is applicable to both individual and organizational learning. A discussion of emergent and planned learning enables a case to be made for the importance of understanding organizational learning in a competitive and changing environment, and for the key role of senior managers in managing this process. The theoretical orientation is the social rather than the information processing perspective in that organizational learning is reflected in the construction, modification and maintenance of beliefs; particularly the beliefs towards those stakeholders who are instrumental in achieving an organization's mission and strategic goals. Theories and concepts are explored which account for these belief systems, and for the interaction between individual and organizational learning. They include: reinforcement, modelling, mental models and sensemaking, tacit and explicit knowledge, memory and culture. The paper concludes by examining a number of concerns in the literature in the light of the assumptions and suggestions incorporated in the model. The hope is that these will provoke discussion (and initiate learning) among practitioners and academics.  相似文献

abstract    In several industries, projects are now the normal form of work for individuals. The consequences of project work have not so far been subject to critical inquiry, however. This implies inquiry not only on how people handle project work at work, it also means inquiring into how they live their lives when working by projects. In this paper, we study this from a constructionist gender perspective, in which project work is seen as an ongoing construction of patterns of femininity and masculinity in society. The aim of the paper is to contribute to an understanding of how project work is related to the ongoing construction of femininity and masculinity in the work and lives of human beings.
From a narrative study of individuals in the same project team in an IT-consultancy company, we discuss masculinization and femininization in project-based work. It appears that current project work practices imply reproduction of masculinities such as rationality, efficiency, control, devotion to work etc, while femininization is instead found in the rhetoric of the organizational context and the expectations on newly recruited women. The organization was in the process of femininization through rhetoric on 'family friendliness', but everyday life for consultants was not spent at the organization but in project teams in the customers' offices. Projects are special in the sense that they are clearly delimited episodes of work in which it is possible to apply entirely different norms than 'outside' the project – which makes the tendency to reproduce traditional masculinities even stronger.  相似文献
