Abstract

It has been argued that upward challenge is important because it allows employees to have a say in organisational decision-making. Yet upward challenge may go unheard in organisations. Formal voice mechanisms are largely considered to be advantageous for encouraging employees to share their views and concerns. However, recent papers calling into question the distinction between formal and informal voice have prompted investigation into the value of formal voice mechanisms in encouraging upward challenge. This qualitative study attempted to understand in what ways formal voice mechanisms had the potential to create unheard voices by first establishing a working definition of formal voice mechanisms. Using a sample of 19 UK police officers, participants used a card sort to categorise formal and informal voice mechanisms. They subsequently identified, through semi-structured interviews, that formal voice mechanisms could be considered risky for upward challenge. The findings can be used by scholars and practitioners as a framework to identify where challenging voices may be going unheard.  相似文献

Abstract

Scholars are directing more attention to employee perceptions of human resources (HR) practices and have explored issues such as whether and how employees’ idiosyncratic or collective perceptions of HR practices shape employee outcomes. To further this area of research, we seek to determine what authors mean when they refer to “employee perceptions of HR practices”. We review 105 articles from leading human resource management journals and find that employee perceptions of HR practices is not a monolithic concept. Rather, following previous scholars, we identify three distinct components of employee perceptions of HR practices: the ‘what’, ‘how’, and ‘why’. We critically summarize extant literature on these three components of employee HR perception and propose future research directions, including enriching the theoretical foundations of HR communication, embracing cross-national contexts, and enhancing practical relevance.  相似文献

Abstract

Integral to employees’ working lives are the HR policies and more importantly, the practices that follow those and their implementation, which employees experience directly. To date, research on HR implementation considers how HRM is ‘done to’ employees by management and therefore ignores the agency of individuals to shape how HRM is ‘done to them’. Taking the perspective of employees, in a qualitative study of female lawyers, this paper examines employees’ roles in shaping HR implementation, addressing a lack of understanding about the role of ‘others’ in the process. Drawing on the concept of social power, the article focuses on the implementation of agile working practices within UK-based law firms. It finds that despite lacking legitimate position power to influence processes, employees draw on a variety of other power sources (e.g. referent, information, coercive) and tactics (e.g. leveraging membership of professional networks) in order to influence their working environment with respect to HR policy and practice, particularly in response to perceived implementation gaps. The current study underlines that employees may be integral to bridging the gap between policy and practice and therefore to ensuring the link between HRM and organisational performance. It also proposes that behavioural responses to HR practices should be considered in future theorising of the HRM-performance relationship.  相似文献

Organizations implement ‘high potential’ (HiPo) programs to identify, develop and retain their most talented employees (also known as ‘A’ players). However, there is still not much known on how these programs affect other employees (i.e., ‘B’ players) who are not included. Drawing on Bowen and Ostroff's (2004) framework on the strength of HRM system and attribution theory, we theoretically examine the impact of HiPo programs on ‘B’ players’ attitudes and behaviours. Specifically, we propose that ‘B’ players use various information and contextual cues to make attributions about these programs. We also propose that trust moderates the relationship between various meta-features of HiPo programs and ‘B’ players' perceptions about these programs. Further, we examine the role of an employee's motivation profile (i.e., achievement motivation and power motivation) in forming his/her attributions about these programs, which then affects his/her commitment and organizational citizenship behaviours. Future research directions and practical implications are presented.  相似文献

Abstract

In this paper, we explain how ambidexterity, the simultaneous pursuit of exploration and exploitation, is enabled at the individual level of analysis. Research on ambidexterity has been dominated by theoretical approaches focusing on the organisational level; however, we know little about how ambidexterity is enacted by employees. There is also limited work on the multilevel aspects of individual employee actions, for example, particular roles and specifically the level of seniority of the role. We address these gaps by asking: Which individual actions are undertaken by employees at particular levels of seniority in the organization to enable ambidexterity? In order to answer this question we draw on previous research to construct reliable measures of the individual actions that enable ambidexterity. The hypothesized mediation effect of these individual actions is confirmed on the basis of survey data from 212 employees from a UK-based Professional Service Firm. The findings indicate that senior employees are more likely to use ‘integration’, ‘role expansion’ and ‘tone setting’, whilst employees with specialist knowledge about their clients use ‘gap filling’ to enable ambidexterity. Finally, we draw together these findings with 35 interviews conducted to present the HRM practices which support ambidexterity.  相似文献

Abstract

Recent literature on lesbian, gay, bisexual and transgender (LGBT) expatriates has largely taken an employee perspective. Less attention has been devoted to organizational mechanisms supporting LGBT voice opportunities for global mobility. In this study, we use respondent data from 15 LGBT employees in combination with data from five global mobility managers to examine the role of Employee Resource Groups. Using the depth, scope and level of voice to frame the study in relation to stereotype threat theory, the findings show that discrimination and stigmatization are prevalent features affecting voice. The findings advance three distinct contributions concerning marginalized (LGBT) employee voices about expatriation: the importance of ‘informal’ social dialogue, the shallow ‘depth’ to voice decision-making roles about LGBT expatriation, and a consideration of ‘silence’ in voice literatures.  相似文献

Based on 14 in-depth interviews, this paper explores the unique workplace experiences of transgender individuals in the UK employment context. The paper identifies gender identity diversity as a key blind spot in HRM and diversity management research and practice. The findings reveal the range of workplace challenges experienced by transgender employees. Major findings are that discriminatory effects are often occupation- and industry-specific; transition is a period where many transgender workers suffer due to lack of proper organisational support; and expertise deficits exist in supporting and accommodating transgender employees' needs. In unpacking these experiences, the paper demonstrates the distinctive dimensions of challenges faced by transgender employees, revealing the need for conceptually expanding how we frame diversity and diversity management. Our findings identify the necessity for an emic approach not only to researching diversity but also to devising organisational diversity strategies. The paper provides recommendations for HRM policy and practice in order to develop a more sophisticated approach to achieving inclusion.  相似文献

This study builds upon March and Simon’s proposition that individual‐level differences must be considered when explaining decision‐making performance. We extend their discussion on the importance of decision‐makers’ attention to explain heterogeneous patterns of exploration and exploitation within the same uncertain environment. We develop a model of decision‐making under uncertainty in which ‘working memory’ – i.e., the ability to hold multiple elements in mind to actively process them – explains the emergence of heterogeneity in exploration‐exploitation choice patterns. We validated the model in a laboratory study and two replications involving 171 individuals. Our findings show that differences in working memory allow us to identify individuals who are more likely to choose exploration over exploitation appropriately, and thus achieve higher performance. We discuss the implications for management theories, and re‐propose the work of March and Simon as a unifying framework that still can be used to generate and test managerially relevant hypotheses.  相似文献

The criminal nature of narcotics complicates the direct assessment of a drug community, while having a good understanding of the type of people drawn or currently using drugs is vital for finding effective intervening strategies. Especially for the Russian Federation this is of immediate concern given the dramatic increase it has seen in drug abuse since the fall of the Soviet Union in the early nineties. Using unique data from the Russian social network ‘LiveJournal’ with over 39 million registered users worldwide, we were able for the first time to identify the on-line drug community by context sensitive text mining of the users’ blogs using a dictionary of known drug-related official and ‘slang’ terminology. By comparing the interests of the users that most actively spread information on narcotics over the network with the interests of the individuals outside the on-line drug community, we found that the ‘average’ drug user in the Russian Federation is generally mostly interested in topics such as Russian rock, non-traditional medicine, UFOs, Buddhism, yoga and the occult. We identify three distinct scale-free sub-networks of users which can be uniquely classified as being either ‘infectious’, ‘susceptible’ or ‘immune’.  相似文献

Abstract

In this study, we tested hypotheses derived from social exchange theory by investigating the relationships between employees’ base and variable pay and their social and economic exchange relationships with their employer. In a cross-lagged study of approximately 30 months duration including 488 respondents, the amount of accumulated base pay was positively related to a social exchange relationship, whereas the accumulated amount of variable pay was positively related to an economic exchange relationship. We discuss the theoretical and practical implications of these findings and propose future research on the relationship between pay and social and economic exchange relationships.  相似文献

Abstract

The paper explores the notion of the employability paradox which notes that while organizations investing in the career and competency development of their workforce can benefit from higher performance, they also risk losing more employable staff to competitors. Building on contributions from social exchange theory and signalling theory, we develop a model exploring the circumstances under which investment in career development benefits employees and organizations. We test our model in a longitudinal study following graduates entering the labour market. Our results show that when organizations signal that they care about employees by investing in their career development and individuals are receptive to such signals and proactively seek to manage their careers, investment in career development has a positive impact on organizational commitment and intention to stay with one’s employer. Our findings indicate that the idea of the employability paradox is simplistic and lacks theoretical and empirical support.  相似文献

Abstract

A strong link between performance and rewards in the U.S. federal civil service could raise top performers to positions of power and responsibility and motivate employees to greater productivity. Federal employees, the general population and scholars all express doubts about the strength of that link, however, though few have estimated it empirically. Using random-effects panel data models on a one per cent sample of federal personnel records for 1988–2003, we examine whether performance ratings meaningfully influence promotion probabilities and annual salary increases. With an average annual promotion rate of 17.8 per cent over this period, we estimate that employees with ‘outstanding’ and ‘less than fully successful’ ratings were one-fourth more likely and one-fifth less likely, respectively, to receive promotions than those with ‘fully successful’ ratings. Average salary impacts were smaller but still significant. Patterns held up across agencies and stages of the federal careers. Performance ratings continued to affect career advancement one or two years later. We speculate on whether these links are strong enough to motivate performance and advance the most qualified federal employees.  相似文献

Strategic HRM theory argues that organisations should distinguish different types of employees according to their value and availability. We argue that this has resulted in an underestimation of the importance of specific HRM practices in relation to temporary employees. Building on theoretical work that discusses the employment relationship for temporary employees, the process of identification with the organisation and different ways of managing diversity, we distinguish three approaches to the operational management of temporary employees. We explore two cases that reflect opposite ends of the scale. They illustrate the value of the theoretical framework and substantiate the claim that, even after the strategic choice for a lean, distanced and uninvolved temporary ‘employment mode’ is made, different operational HRM practices lead to differences in performance.  相似文献

Taking a critical, performative stance, this study aims to advance our understanding of diversity management enhancing ethnic equality at work. Relying on a multiple-case study, we inductively identify organizational practices that foster the valuing of multiple competencies and the ability to express multiple identities, two key organizational markers of ethnic equality advanced in the gender and diversity literature. Our analysis indicates that ethnic equality is fostered by practices that broaden dominant norms on competencies and cultural identities, and avoid reducing ethnic minority employees to mere representatives of a stigmatized social group. In contrast to ‘classical’ diversity management practices which focus on individuals’ cognitive biases toward out-group members, these practices redefine what is ‘standard’ in the employment relationship, hereby structurally countering ethnic inequality within organizational boundaries.  相似文献

ABSTRACT This paper identifies influential, but previously unrecognized, subtexts in the writings of Frederick Winslow Taylor. Working with analytical methods developed from reader‐response theories of literary criticism, we look at the words of the text as we share the standard meaning‐making of the management community, as well as through the words of the text searching out the worldview that emerges from our particular reading of the subtext. We have described our approach to reading as ‘toggling’: that is, switching between reading text ‘rhetorically’ and reading it ‘philosophically’. We conclude that reader identification with textual voices may appear in philosophical as well as rhetorical reading outcomes – that Taylor's text may inveigle readers into accepting a moral worldview wrapped up in a seemingly rational argument – and that ‘toggling’ would empower management theory readers.  相似文献

The ‘mutual-investment’ model argues that when employers invest more in the social exchange relationship between them and their employees, their employees will show more effort. In this paper we relate the ‘mutual-investment’ model to training and promotion (possibilities) and examine if these kinds of career-enhancing measures influence the willingness of employees within organizations to work overtime. To test this hypothesis, a vignette experiment was conducted in five organizations (N = 388; 1,531 vignettes). Multilevel analyses show that employees are more willing to work overtime when their employer has provided for training, when the employee recently was promoted, when the supervisor was supportive in the past and when co-workers approve of working overtime and behave similarly. But we did not find that future promotion chances affect willingness to work overtime.  相似文献

This study aimed to examine potential variations in employees' perceptions of the desirable psychological contract, based on gender, age, and educational level. A total of 1145 employees – 642 of whom were female – aged between 18 and 64, who had attended all educational levels, participated in the study. T-tests and analyses of variance suggest that there is no uniform view of the psychological contract content among different groups of employees. With the exception of involvement with decision-making affecting the organization, women tend to expect more from their employment relationship. As for age groups, the ‘new generation’ emphasizes balance in personal life, the ‘old generation’ is rather indifferent, while the ‘desert generation’ is the most demanding and attached to the ‘old psychological contract’. Finally, individuals with at least college education have relatively increased expectations, with the exception of co-worker support for personal problems and continuous training.  相似文献

In this paper we explore a case study of total quality management (TQM) within the financial services sector. We demonstrate that a ‘conformance to requirements’ approach towards TQM is concerned with increasing management’s physical and financial control over procedures, documentation, systems and people. Such an approach only partially addresses quality because (a) there can never be a precise ‘conformance’ and (b) this approach neglects customers and employees. We illustrate that often management do not understand the flaws/problematics and underlying philosophy behind TQM. Thus they continue to adopt ‘inconsistent’ approaches, such as attempting to control costs and employees while espousing the importance of the customer and the need for a trust-based culture. Yet, whether or not they understand the rationale behind TQM and attempt to widen their focus by considering people and customers more directly, we argue that management cannot easily adopt a ‘consistent’ approach because a preoccupation with controlling costs is bound up with career-based identities and hierarchical power relations. Ultimately we argue that management cannot control ‘quality’ in any simple top down way, essentially because of the ‘indeterminacy’ of labour, the ‘intangibility’ of customer satisfaction, and the complexity of organizational power and identity relations.  相似文献

This theoretical perspective paper interprets (un)known-(un)known risk quadrants as being formed from both abstract and concrete risk knowledge. It shows that these quadrants are useful for categorising risk forecasting challenges against the levels of abstract and concrete risk knowledge that are typically available, as well as for measuring perceived levels of abstract and concrete risk knowledge available for forecasting in psychometric research. Drawing on cybersecurity risk examples, a case is made for refocusing risk management forecasting efforts towards changing unknown-unknowns into known-knowns. We propose that this be achieved by developing the ‘boosted risk radar’ as organisational practice, where suitably ‘risk intelligent’ managers gather ‘risk intelligence information’, such that the ‘risk intelligent organisation’ can purposefully co-develop both abstract and concrete risk forecasting knowledge. We also illustrate what this can entail in simple practical terms within organisations.  相似文献

Two contrasting theoretical perspectives are frequently mentioned in discussions concerning the effects of temporary employment relationships on the co-operative behaviour of employees. According to the first perspective, temporary employees show less co-operative behaviour than permanent employees because they have a narrowly defined exchange relationship with the organization. The other approach holds that temporary employees are motivated to achieve a permanent contract and hence show more co-operative behaviour than permanent employees. In this paper, we argue that both theoretical approaches can be incorporated by focusing on the ‘temporal embeddedness’ of the relationships employees have with their co-workers. Temporal embeddedness refers to the experiences employees have had with co-workers in the past and the likelihood of future encounters with co-workers. We use two studies – a survey and a vignette study – to examine these temporal effects. The findings show that the co-operative behaviour of employees can indeed be explained by the temporal embeddedness of the relationships they have with their co-workers.  相似文献
