双渠道负向反馈寻求与员工工作绩效的关系——考虑角色清晰度的调节作用

摘    要:通过扩展个体内部信息寻求的视角和不确定性削减理论,探讨了员工的双渠道(领导和同事)负向反馈寻求行为与其工作绩效的关系,以及角色清晰度(目标清晰度和过程清晰度)对两者间关系的调节作用。利用来自北京某民营医疗中心的162位一线员工及其直接领导和同事的配对样本数据进行实证研究。结果显示:从同事那里寻求负向反馈与员工工作绩效正相关,但高过程清晰度会逆转这种关系;从领导那里寻求的负向反馈与员工工作绩效负相关,且该关系受到目标清晰度和过程清晰度的调节作用。

Abstract:Through extending the within-person information seeking perspective and the uncertainty reduction theory,this paper explores the relationships between double-channel(supervisors and coworkers) of negative feedback-seeking behavior and employee's job performance,and the moderating effect of role clarity(particular goal clarity and process clarity).It uses the data from the questionnaire survey for a private medical center in China to study empirically.The result shows as follows negative feedback-seeking from coworkers is positively related to job performance,and high perceived process clarity reverses this relationship;negative feedback-seeking from supervisors is negatively related to job performance,and this relationship is interactively moderated by perceived goal clarity and process clarity.
