组织内卷化对旅游企业员工工作投入的影响

摘    要:运用Nvivo11对访谈文本进行分析后划分出组织内卷化的两个维度:工作内卷化和制度内卷化,据此设计组织内卷化的调查问卷,使用SPSS和AMOS对回收的336份调查问卷进行数据分析和结构方程模型验证。结果表明:组织内卷化对旅游企业员工工作投入没有直接显著影响;组织内卷化对三种基本心理需要存在显著负向影响;三种基本心理需要对旅游企业员工工作投入存在显著正向影响;三种基本心理需要中的自主需要和归属需要在组织内卷化对旅游企业员工工作投入中起中介作用。

The Impact of Organizational Involution on Employee's Work Engagement in Tourism Enterprises
Abstract:Nvivo11 was used to analyze the interview text of organizational involution and drew the conclusion that work involution and institution involution are the 2 dimensions of organizational involution . The questioner of organizational involution was designed according to this result. SPSS and AMOS were used to analyze the data and verify the structural equation model of 336 questionnaires . The conclusions are as follows.Organizational involution has no direct and significant effect on the work engagement of employees in tourism enterprises. Organizational involution has a significant negative effect on three basic psychological needs.The three basic psychological needs have a significant positive impact on the work input of employees in tourism enterprises.Autonomous need and relationship play a mediating role in the impact of organizational involution on work engagement of employees in tourism enterprises.
