精神性因素对研发人员创新行为的影响——伦理情境的调节效应

摘    要:以组织创新成分理论、精神型领导理论和领导情景理论为依据,探讨精神型领导和职业召唤感等精神性因素对研发人员创新行为的动力作用以及儒家工作伦理的调节效应。通过企业调研获得268套领导-员工的有效配套问卷数据,统计分析表明:(1)精神型领导对研发人员的职业召唤感和创新行为具有显著正向影响;(2)研发人员的职业召唤感对其创新行为具有显著正向影响,并在精神型领导和研发人员创新行为之间具有部分中介作用;(3)儒家工作伦理调节了精神型领导对研发人员创新行为的正向影响,儒家工作伦理越明显,精神型领导对研发人员创新行为的正向影响也越强;(4)儒家工作伦理还调节了职业召唤感在精神型领导和研发人员创新行为之间的中介效应,儒家工作伦理较高时,精神型领导通过研发人员职业召唤感的中介进而对其创新行为的间接影响也随之增强,反之则减弱。研究结论拓展了基于精神性视角的创新行为动力机制及其边界条件研究。为管理者实践精神型领导、培育研发人员职业召唤感和加强研发工作伦理建设,从而有效激发研发人员的创新行为提供了理论借鉴和管理启示。

Abstract:In today s rapidly changing and complex environment,innovation is a powerful weapon for companies to gain competitive advantage.However,innovation behavior of R&D personnel is the source and prerequisite for organizational innovation.Innovation behavior is the process of producing new and useful ideas or inspirations and putting it into practice,which has potential crucial value for the organization s production,products,services or business process.On the basis of componential theory of organizational innovation,spiritual leadership theory and leadership situational theory,this paper explores the dynamic mechanism of spiritual factors on the innovation behavior of R&D personnel and the moderating effect of ethical situation in this process.Specifically speaking,based on the moderated mediating model,the authors analyze the direct effect of spiritual leadership on the innovation behavior of R&D personnel,and analyze the mediating effect of R&D personnel career calling during spiritual leadership and innovation behavior,and analyze the moderating effect and the moderated mediating effect of R&D personnel Confucianism work ethic.Based on literature analysis and theoretical ratiocination,this paper puts forward corresponding hypotheses.For the sake of testing the hypothesis,the research samples are from Chengdu city,Nanjing city,Xi an city and Guiyang city,covering banking industry,insurance industry,real estate industry,manufacturing industry,education and training industry and telecommunications industry.In order to obtain more objective survey data,manager-employee matching survey was conducted and data were collected from employees and their supervisors in this study,so the questionnaire was composed of two parts:the supervisor questionnaire and the employee questionnaire.In the end,the effective matching self-report questionnaire data of 81 managers and 268 of their direct subordinates are obtained.By means of statistical analysis of 268 sets valid matching questionnaires data by SPSS22.0 and LISREL8.72,The research results show that:(1)spiritual leadership has a positive influence on R&D personnel career calling and innovation behavior,which means the more frequently taking the spiritual leadership style to R&D personnel,the more promotion of R&D personnel career calling and innovation behavior.(2)R&D personnel career calling has a positive influence on R&D personnel innovation behavior,and has part mediating effect between the spiritual leadership style and innovation behavior.(3)R&D personnel Confucianism work ethic has a moderating effect between the spiritual leadership and R&D personnel innovation behavior,the positive impact of spiritual leadership to the R&D personnel innovation behavior is become stronger as the R&D personnel Confucianism work ethic increases.(4)R&D personnel Confucianism work ethic also moderates the mediating effect of career calling between the spiritual leadership style and R&D personnel innovation behavior,the mediating effect of career calling between the spiritual leadership and R&D personnel innovation behavior is become stronger as the R&D personnel Confucianism work ethic increases.There is much important significance for the theory studies and management practice.First,research results development the scope of empirical impact of spiritual leadership.Second,Research results also demonstrate that spiritual leadership style and R&D personnel career calling are important facilitating elements of R&D personnel innovation behavior,which is expanding the study of facilitating elements and its driving mechanism of R&D personnel innovation behavior.Third,research results demonstrate many theoretical viewpoints and managerial enlightenment for the department or team leader to practice spiritual leadership style to effectively activate R&D personnel innovation behavior.
