责任型领导如何产生:领导尽责性、组织环境的共同影响

摘    要:通过对浙江、上海、江苏等沿海城市企业253名员工及其直接上司的配对样本,研究了领导的尽责性对责任型领导的影响,同时基于特质激活理论,探讨了社会责任导向的人力资源管理(social responsible human resource management,SRHRM)实践和组织伦理气氛(organizational ethic climate)在领导尽责性与责任型领导的影响中的调节作用。研究结果表明,领导尽责性对责任型领导的形成有正向影响,SRHRM正向调节领导尽责性对责任型领导的影响,组织伦理气氛的关怀导向氛围正向调节尽责性对责任型领导的影响。

Abstract:Based on the paired samples of 253 employees and their direct superiors in coastal cities of Zhejiang,Shanghai and Jiangsu,this paper studies the relationship of conscientiousness and responsible leadership,and at the same time,based on the theory of trait activation,This paper discusses the moderating effect of social responsibility human resource management(SRHRM)practice and organizational ethic climate.The results show that the conscientiousness has a positive impact on the formation of responsible leadership behavior,and SRHRM positively regulates the impact of conscientiousness on responsible leadership.The organizational ethic climate is positively regulating the influence of conscientiousness on responsible leadership.
