摘    要:如何有效地激励知识型员工是高新技术中小企业所面临的一个关键问题。在深入分析高新技术中小企业知识型员工激励影响因素后,借鉴委托代理理论并应用柯布-道格拉斯生产函数,在已有文献的基础上放宽了假设条件,以便能更准确地反映高新技术中小企业的实际情况。企业所有者、团队主管、知识型员工之间是三层委托代理关系,讨论了非对称信息下企业、团队和员工均为风险中性,企业风险中性、团队和员工风险规避两种不同组合情况,分别设计出了有针对性的最优激励机制,并提出了结论与建议。

Abstract:How motivating the knowledge employees effectively is a critical issue that high-tech small & middle enterprises have to confront.After analyzing fundamental motivating factors that affect knowledge employees and using Cobb-Douglas production function, on the base of principal agent theory this paper relaxes the assumption of the existing literature in order to reflect the actual situation of high-tech SMEs more accurately. Business owners, team competent, knowledgeable employees constitute a three-tier principal-agent system. And this paper discusses two different conditions under asymmetric information circumstances: enterprise, team and staffs all risk-neutral; enterprise risk-neutral, team and staff risk-avoiding. In the end,designs the targeted optimal incentive mechanisms respectively, and puts forward conclusions and recommendations.
