摘    要:高绩效人力资源系统作为组织竞争优势的来源一直是研究者的关注重点,明确高绩效人力资源系统的内涵及其应用边界对企业有很大的意义。本文以山西票号为分析对象,探索中国文化情境下高绩效人力资源系统的内涵。通过严格的文本分析得出结论:中国文化情境下的高绩效人力资源系统包括慎重选人、充分授权、培育员工、共享利益以及多维约束五个要素,这五个要素以“尊贤”作为其核心理念,并强调从激励员工和约束员工两个方向协同作用,引导员工贡献于组织绩效。“尊贤型”高绩效人力资源系统在智力密集型行业更有效率。

Abstract:As an important source of organizational competitive advantages, the high-performance human resources system has always attracted the attention of researchers, so it is very important for enterprises to understand its meaning and applications. Based on the case analysis of the tradi- tional Shanxi Banks, this paper explores the connotations of the high-performance human re- sources system in the Chinese cultural context. Through strict data analysis, it draws the conclu- sion that in the Chinese cultural context, the five important elements of the high-performance hu- man resources system are: prudent selection of the staff, full empowerment, training the employ- ees, sharing benefits and multi-dimentional restraints. The five elements have the common core concept of "respecting the talent", and emphasize the coordination of motivating employees with restricting employees to bring about better results. Such a system will be more effective in intelli- gence-intensive industries.
