摘    要:组织程序公正对组织的健康发展的作用,越来越受到重视。依据社会交换理论,本研究探讨组织程序公正与员工感受组织支持的关系,以及员工感受组织支持对员工的工作满意度、组织承诺及组织公民行为的影响。透过对5家企业的70名主管及其280名直接下属的配对调查问卷进行的回归分析,研究结果显示:1.组织程序公正与员工感受组织支持正相关;2.员工感受组织支持有助于促进员工的工作满意度和组织承诺的产生;3.员工感受组织支持提升组织公民行为。通过对文献和样本企业的分析,发现通过完善程序公正,让员工感受到组织支持,可以达到发挥员工的积极主动的工作态度,提高员工的工作满意度及组织承诺。增加公民行为,这些对企业的持续发展具有重要意义。

Abstract:The role of procedural justice attracted growing attention in the healthy development of organization. Grounded on social exchange theory, the study examines the effect of procedural justice on employees" POS as well as that of POS on employees" job satisfaction, organizational commitment and OCB. Data obtained from 280 supervisor-subordinate dyads in 5 companies revealed support for the hypotheses. 1. There is positive relationship between procedural justice and POS. 2. POS is positively related to job satisfaction and organizational commitment. 3. POS enhances the generation of employees" OCB. Through literature review and empirical study, it is found that procedural justice plays a particularly important role. Thus it is of great significance to let employees perceive organizational support by perfecting procedural justice so as to give scope to employees'active and initiative work attitude, improve their job satisfaction and organizational commitment, increase organizational citizenship behavior and facilitate the sustainable development of enterprises.
