摘    要:高层次人才队伍建设中,必不可少的一环是引进人才。但是如何加强引进人才的管理,使其发挥长期效能,是管理中的一个难题。国内外学者的研究表明,薪酬是对知识型员工进行有效激励的重要因素之一。高校现行的薪酬制度还存在“平均化”,注重短期激励而缺乏长效激励等不足之处。因而,高校应创建以职位薪酬为基础,兼顾能力薪酬,突出业绩的激励型薪酬模式,以增强薪酬对引进人才的长效激励作用。

Enhancing Long Effectiveness of Payment Design in Introduction of Talents in High Institutions in Xinjiang

Abstract:The development of high level talents is indispensable to introducing talents. However, how to enhance its managcrial level and bring its long effectiveness is a difficult problem in management. The extent literature shows that payment design is one of the most effective stimulation to intellectual employees. "Averageness" is still prevailing in payment design among all the high institutions and focusing on short term stimulation. Therefore, the paper comes up with a new payment design model to enhance the long effectiveness of talents introduction.
