企业内部创业团队知识异质性对创造力的影响机制:信息交流视角

摘    要:企业内部创业团队异质性特征显著,如何充分利用成员知识异质性,提升创业团队和成员个体创造力具有重要意义。基于信息交流视角和共享领导理论,构建以团队知识共享和个体信息细化为中介变量,共享领导为调节变量的团队知识异质性同时影响团队创造力和个体创造力的多层次模型。通过对51个企业内部创业团队的实证研究发现:①团队知识共享在团队知识异质性对团队创造力的影响中起中介作用,个体信息细化在团队知识异质性与个体创造力的关系中起中介作用;②共享领导在团队知识异质性与团队知识共享之间、团队知识异质性与个体信息细化之间发挥正向调节作用;③共享领导正向调节团队知识共享在团队知识异质性与团队创造力之间的中介作用,同时正向调节个体信息细化在团队知识异质性与个体创造力之间的中介作用。结论对企业内部创业团队如何有效利用团队知识异质性,激发团队和个体创造力具有一定参考价值。

Abstract:While corporate intrapreneurship team have significant heterogeneity. So,how to make full use of members' knowledge heterogeneity and enhance the creativity of corporate intrapreneurship team and individual members is of great significance. Therefore,based on the view of information exchange and the shared leadership theory,this paper introduces team knowledge sharing and individual information elaboration as mediators and shared leadership as moderator,constructs a multi-level model of team knowledge heterogeneity on team creativity and individual creativity. Multisource data which collected from 51 intrapreneurship teams was used to carry out empirical tests. The results show that: team knowledge sharing plays a mediating role in the influence of team knowledge heterogeneity on team creativity,and individual information elaboration plays a mediating role in the relationship between team knowledge heterogeneity and individual creativity. Shared leadership plays a mediating role between team knowledge heterogeneity and team knowledge sharing,team knowledge heterogeneity and individual knowledge heterogeneity. Volume information elaboration plays a positive regulatory role. Shared leadership positively regulates the indirect relationship between team knowledge heterogeneity and team creativity,and between team knowledge heterogeneity and individual creativity. The results of this study have certain reference value for team managers to make effective use of the advantages of team knowledge heterogeneity,stimulate the creativity of team and individual.
