Equal pay for work of equal value has come to be almost inextricably associated with the application of job evaluation. Current trends towards performance-related pay systems pose a potential threat to the pursuit of greater gender pay equality as discretion in pay determination increases and there is no clear relationship between earnings and job grade. This paper examines the basis for this view drawing upon the now widespread literature and research into performance-related pay. the argument is made that the problem for gender equality lies both in the nature of the payment system and in the context in which it is being applied, including the changes in the nature of employment relationships that are accompanying these developments. While some women may benefit, overall the moves towards a widening income dispersion and the increased importance of management discretion and appraisal are likely to disadvantage women. However, the individualization of pay is likely to lead to further fragmentation of the interests of women, reducing the likelihood of collective resistance. Opportunities to monitor pay trends will also decrease as the spread of performance-related pay reduces the transparency of the labour market.  相似文献

This article explores the cognitive maps of the dominant coalition of one firm over time. It begins with an overview of the cognitive mapping literature and discusses ‘revealed cognitive maps’ as one strategy for measuring managerial cognitive structures. Next, the revealed cognitive maps from one company over a 20-year period are analysed for their fit with the company's environmental context. The data suggest that the fit between cognitive structures and the environment was less than perfect, and that decision-makers both under-identified and over-identified certain environmental factors. These and other data are discussed within the context of a cognitive approach to managerial thinking.  相似文献

This article examines executive compensation in the United States, France, and the Netherlands. A brief review of executive compensation literature is conducted to expose its implicit value systems. Next, a qualitative study examines the interpretive schemas that executives express about the pay-performance relationship; US-developed expectancy theory and agency theory serve as a benchmark. the results indicate that US executives understand compensation in different terms from those employed by their European counterparts.  相似文献

This paper examines the links between gender differences in attitudes towards economic risk and the gender pay gap. Consistent with the literature on the socio-economic determinants of attitudes towards economic risk, it shows that females are much more risk averse than males. It then extends this research to show that workers with more favorable attitudes towards risk are associated with higher earnings, and that gender differences in attitudes towards economic risk can account for a small, though important, part of the standardized gender pay gap.  相似文献

This paper is based on detailed study [1], over two years, of sixteen small companies based in the northern region of the U.K. the study was concerned with the way in which the companies pursued different lines of product and market development. the research was characterized by experimental ‘action inputs’ designed to allow observation of the impact of different types of ‘software’(information, counselling, training/education) support on the development process. On the basis of this observation the paper constructs a model of the development process as a basis for evaluation of ‘assistance support’. This model, derived from theoretical concepts, nevertheless has been used in practice by companies for the evaluation of their own specific business development and has also been used for training small firm advisers. Observation of the development process enables a characterization of methods of planning used and evaluation of their influence. This indicates clearly the absence of formal planning models but underlines the importance of the strategic awareness and personal commitment of the owner manager in pursuing particular objectives. Strategic awareness is defined and its relationships with forms of assistance are explored. Implications are then drawn for those who seek to assist small businesses.  相似文献

This article addresses the debate concerning the study of management. Arguing that definitions of management have suffered from conceptual obscurity, it advocates that an understanding of management must address relational, constitutive and political dimensions of its operation. the work of Michel Foucault, particularly the concept of power/knowledge and his ascending analysis of power, offers such an approach. the relevance of Foucault for recasting the study of management is illustrated through an analysis of performance appraisal systems introduced into UK universities.  相似文献

Institutionalized procedures for management appraisal are considered to be necessary and appropriate devices which contribute to and are supported by rational-legal ideologies of organization. The operation of such appraisal systems, however, is frequently regarded as deficient. This article discusses three inter-related propositions. They are that: 1. the rational-legal procedures of appraisal systems contradict the social processes by means of which dominant organizational power groups emerge, cohere and are perpetuated; 2. management appraisal systems consequently come to operate in ways which manifestly are consistent with a rational-legal ideology, but which do not constrain the prerogatives of members of dominant power groups to define reality and manage affairs in their own interests; and that 3. this inconsistency fulfils a latent function of perpetuating deficiency in the operation of management appraisal systems.  相似文献

This article addresses the conceptualization of power in relation to the use of computers in organizations. Commonly held views that the application of computer based information systems leads to either a centralization or a decentralization of power and control, or that computers merely reinforce the power of dominant actors, are criticized, and an alternative view is put forward which focuses on the symbolic and disciplinary dimensions of the development of information systems. The recent European Convention was constructed so that the median voter on the convention had a bias in favour of centralisation. The conclusions of the Convention were therefore not surprising.
