This study investigates the direct and indirect effects of financial participation (FP) and participation in decision-making (PDM) on employee job attitudes. The central premise is that both financial participation and participation in decision-making have effects on job attitudes, such as integration, involvement and commitment, perceived pay equity, performance-reward contingencies, satisfaction and motivation. After reviewing the theoretical and empirical literature and testing two theoretical frameworks, developed by Long (1978a) and Florkowski (1989), a new model was constructed to consider a combined effects of both FP and PDM, herein referred to as employee participation (EP). The underpinning of the model is based on the assumption that both (a) the combination of financial participation and participation in decision-making (‘employee participation’), and (b) participation in decision-making produce favourable effects on employee job attitudes. The test of the new model showed that employee participation does not produce more favourable effects on employee job attitudes, than does participation in decision-making on its own. The data were gathered from a questionnaire study administered in a large British retail organization that operates two types of ownership schemes – profit-sharing and SAYE schemes.  相似文献

Prior research has generally found positive relationships between flexible work arrangements (FWAs) and employee attitudes. However, we know relatively little about organizational contingencies that affect the strength of these relationships, as there is little multilevel, multicompany research on FWAs. This study explores three aspects of employees' experience with FWAs—perceived availability of the number of FWAs, different types of FWAs, and actual use of FWAs—and their corresponding effects on employee job satisfaction and organizational commitment. Using a large multicompany data set (1,799 companies, 17,895 workers), we found that employees who perceive more FWAs available to them have higher job satisfaction and organizational commitment, especially in organizations that report offering fewer formal FWA policies. Among different types of FWAs, perceived availability of flexible scheduling is more positively associated with job satisfaction than flexible location and hours, and both flexible scheduling and location are more positively associated with organizational commitment than flexible number of hours. We also found that employees who actually use flexible scheduling have lower job satisfaction and organizational commitment than those who have it available but do not use it. The theoretical contributions and practical implications of these findings are discussed.  相似文献

We use British and German panel data to analyse job changes involving a change in occupation. We assess: (1) the extent of occupational change, taking into account the possibility of measurement error in occupational codes; (2) whether job changes within the occupation differ from occupation changes in terms of the characteristics of those making such switches; and (3) the effects of the two kinds of moves in respect of wages and job satisfaction. We find that occupation changes differ from other job changes, generally reflecting a less satisfactory employment situation, but also that the move in both cases is positive in respect of change in wages and job satisfaction.  相似文献

"This paper extends the traditional theory of urban location to derive a consistent model of inter- and intra-regional mobility. It demonstrates that the two are behaviorally distinct. Workplace and residence relocations tend to be 'substitutes' in intra-regional mobility but are 'complements' in inter-regional mobility. Previous empirical papers have neglected the theoretical foundations of intra-regional mobility. In consequence, they have made four types of analytical compromises: defined 'migration' as any change in residence location, used job changes as proxies for workplace mobility, neglected commuting distances, and used estimation techniques that do not reveal the underlying behavior."  相似文献

Drawing on technical change and institutional theories, this paper examines the convergence and divergence of job discretion between occupations and institutional regimes in Europe from 1995–2010. Latent growth modelling of a pseudo‐panel data set derived from the European Working Conditions Survey reveals that significantly different rates of change have led to an increasing polarization of job discretion between occupations and between Nordic and other European countries. Across occupations the findings are in keeping with routine‐biased technical change rather than skill‐biased technical change theories and suggest that the effects of technical change on job discretion depend largely on whether technology substitutes or complements job tasks. Across countries, the results are in line with employment regime theory, which suggests that institutional differences (particularly employment policies and trade union influence) are driving cross‐national variation in job discretion. Overall, a more comprehensive empirical and theoretical understanding is provided of factors shaping change in a key aspect of job quality, namely job discretion.  相似文献

The paper develops a model of spatial job search to provide a theory of workplace location with respect to a predetermined place of residence which, the paper argues, is needed to complement the theory of residential location from a predetermined workplace. By concentrating on the role of the skill level of the job seeker, the model distinguishes predictions of the workplace location based on search from those based on commuting considerations. Household survey data from Greater London is analyzed to support the propositions of the search model in the determination of the relationship between the workplace and the household location.  相似文献

This study investigates factors influencing employees' job satisfaction following an organisational change. Extending previous research on effects of individuals' openness to experience and conscientiousness during organisational change, we posit that aspects of change context, such as the extent to which change impacts the individual worker's job and the extent actions of management are procedurally fair, can account for varying influences of these two global personality traits on employees' job satisfaction following a change. In contrast to earlier studies focusing on change‐related effects on task performance, conscientiousness can play a positive role on job satisfaction following a change along with openness to experience. Results of this study confirm that influences of personality on individual reactions to change are complex. While the positive influences of an individual's openness to experience on job satisfaction tend to occur only when fairness associated with change implementation is high, positive influences of conscientiousness are the highest when both procedural fairness is high and the extent of impact on the individual's job is low. Implications of these findings and further research considerations are discussed.  相似文献

This paper examines the impact of occupation upon commuting distances in the Toronto Census Metropolitan Area (CMA). Specifically, from the residential and job location patterns of each occupational group a “minimum distance” indicator of the degree of job-residence access of each occupational group is developed with the aid of a linear programming transportation model. The differences in “minimum distance” that must be travelled by the members of each occupational group are explained. The actual distances travelled to work by the members of each occupational group are then investigated and attempts are made to separate the determinants of each occupational group's average journey-to-work distance into two main factors—job residence access and propensity to commute. On the basis of the locational patterns, the analysis suggests that job residence access was generally greater for blue-collar workers than for white-collar workers. Although occupation did have an impact, then, on journey-to-work distance through its influence upon locational patterns of job and residence, little evidence of its effect on the propensity to commute was found. Rather, the results suggest that the main determinant of this factor was sex since female workers exhibited a far lower disposition to commute than did their male counterparts.  相似文献

Resume screening is the first hurdle applicants typically face when they apply for a job. Despite the many empirical studies showing bias at the resume‐screening stage, fairness at this funnelling stage has not been reviewed systematically. In this paper, a three‐stage model of biased resume screening is presented. We first discuss relevant theoretical perspectives (e.g., job market signalling and impression formation theories) to explain why resume screening is vulnerable to biased decision‐making and ethnic discrimination in particular. On the basis of the best available evidence, we consider contingencies of ethnic discrimination in the applicant, the decision‐maker, and the broader context (e.g., organisation), as well as the effectiveness of interventions that might counter ethnic bias in resume screening. The paper ends with a critical agenda for further research and practice.  相似文献

This study combines a widely held view of how earnings are related to education and job tenure (The Mincer model1) with the notion that earnings are associated with the quality of an employer–employee job match. The quality of an individual's occupational choice is measured using job congruence, a commonly-used construct in the psychometric literature. Better-matched individuals should be more productive and, as a result, have higher earnings. Previous studies were unable to address the importance of job preferences to earnings because available data do not include both job congruence and individual earnings. The Alumni Outcomes Survey, recently produced by ACT Inc., is among the first data sets to include both variables. We use these data to estimate the importance of job congruence on earnings after controlling both for job tenure and for academic achievement, measured by an individual's ACT score. Results indicate that job congruence is positively correlated with earnings, and has effects on earnings that are of almost equal magnitude with years of education.  相似文献

This paper investigates the relationship between job changes and residential mobility. A job change may be prompted by reasons unrelated to factors associated with housing consumption. However, a job change may lead to an adjustment to housing consumption, i.e., residential relocation. Previous studies find that job relocations are positively associated with residential mobility. This paper departs from previous studies by looking at the effects of an uncertain future job location on residential mobility and mobility expectation. It is conjectured that with the existence of costs of residential mobility, a household head's likelihood for changing jobs in the future dampens the household's propensity to move, but encourages the formation of mobility expectation. These conjectures are examined empirically using data from the Panel Study of Income Dynamics and they are confirmed.  相似文献

Abstract C orporate strategy is viewed as a set of guidelines or policy heuristics developed as a response to the contingencies faced by a firm. If the environment is rich in contingencies, as when it is dynamic, complex, and uncertain, the firm's corporate stratedgy is likely to be comprehensive or multi-faceted. If the environment is not rich in contingencies, as when the environment is stable or predictable, the strategy is likely to be quite limited in scope. Data from seventy-nine firms are consistent with this contingency view of corporate strategy. When the perceived importance of each of several activities is correlated with the perceived magnitudes of different forms of competition and technological change experienced by the firm, it is found that (i) the associations between these techno-economic environmental variables and the importance of these activities are generally positive; and (ii) there are striking differences, as between the techno-economic variables, in their relationships with the importance of four areas of stratedgic import that are secured by classifying these activities by function. The observed relationships are explained in terms of contingencies that the techno-economic variables may create for the firm. Plans for further research are briefly outlined.  相似文献

This study tests a causal model that predicts the acceptance of organizational change using a sample of 761 employees from a large public hospital in the state of Victoria, Australia. The LISREL results indicate that employee acceptance of organizational change is increased by organizational commitment, a harmonious industrial relations (IR) climate, education, job motivation, job satisfaction, job security and positive affectivity, and is decreased by union membership, role conflict, tenure and environmental opportunity. Organizational commitment was found to act as both a determinant and mediator in the change process. Implications for the management of organizational change using human resource (HR) strategies and policies are discussed.  相似文献

We investigate a crucial event for job satisfaction: changing one's workplace. For representative German panel data, we show that the reason why the previous employment ended is strongly linked to satisfaction with the new job. Workers initiating a change of employer experience extraordinarily high job satisfaction, though in the short term only. To investigate causality, we exploit the event of plant closure as an exogenous trigger of job switching. In this case, we find no significantly positive effect of job changes on job satisfaction. Our findings complement research on workers’ well‐being and concern labor market policies and human resource management.  相似文献

This article explores the concept of a careerist orientation to work, which is defined as the propensity to pursue career advancement through non-performance-based means. A scale is developed to measure this concept using a sample of 227 business school alumni. Exploratory empirical data suggest that careerism is associated with consistently more negative job attitudes, a greater desire to advance and to change jobs, and more frequent promotions. Implications of a careerist orientation to work for both individual career management and organizational career development are discussed.  相似文献

In various macro-studies, home-ownership is found to hamper job mobility and to increase unemployment. This paper addresses similar issues, but uses a micro-econometric framework where both individual job mobility, as well as the probability of being homeowner are modeled simultaneously. Using a panel of individual labor and housing market histories for the period 1989–1998, we estimate a nonparametric model of both job durations and home-ownership. We do not find homeowners to change less from jobs than tenants. Instead, our results suggest that the housing decision is driven by job commitment, and not the reverse. We do however find homeowners to be less vulnerable to unemployment.  相似文献

Job characteristics are often omitted when analysing job satisfaction, but these are crucial to work psychology models, such as the Karasek model. There has also been a neglect of non‐union voice. This study uses data from the 2004 Workplace Employee Relations Survey to investigate the associations between job characteristics and employee voice and well‐being. Improvements in the survey from that of 1998 mean that we can examine two dimensions of well‐being: job satisfaction and the less studied anxiety–contentment. Support is found for the basic Karasek model that both measures of well‐being are negatively related to job demands and positively related to job control; moreover, high job controls reduce the negative association between job demands and both measures. Supportive management is also related to both measures but does not play the buffering role between demands and well‐being that job control does. Union membership is found to be unrelated to job satisfaction and anxiety–contentment, but a perception of consultative management is.  相似文献

We developed and tested a research model in which employee well-being human resource (HR) attribution differentially influences the intention to change jobs across organizations (i.e., external job change intention) versus that within the same organization (i.e., internal job change intention). Furthermore, we posited that task idiosyncratic deals (I-deals) moderated the relationships between employee well-being HR attribution and external and internal job change intentions. Results indicated that employee well-being HR attribution was negatively related to external job change intention, but positively related to internal job change intention. Further, task I-deals significantly moderated the relationships between employee well-being HR attribution and external and internal job change intention. Specifically, employee well-being HR attribution played a less important role in reducing external job change intention when task I-deals were high rather than low. On the other hand, high task I-deals significantly strengthened the positive relationship between employee well-being HR attribution and internal job change intention. Our study extends the careers literature by differentiating the impact of employee well-being HR attribution on job change intentions within an organization compared with that across organizations and the important role of supervisors in enhancing or mitigating these effects.  相似文献
