ABSTRACT

The tourism industry is one of the main sources of income to Hong Kong. If qualified employees provide better service, Hong Kong can potentially attract even more visitors. The training of new recruits and existing staff is therefore vital, but views on the value and the type of training vary amongst the stakeholders. This study of the views of hotel human resources managers revealed that they considered that people who were interested in developing their career in the hospitality industry must be prepared to start at the bottom. The hotel human resources managers strongly believe that employees must have a positive service-mind and commitment to the industry with a certain degree of working experience. Employers perceived these were important components to success for every member of staff, rather than having a good educational background. Such qualifications will raise the status of the hotel industry in general and enhance the status of the service providers as professionals.  相似文献

ABSTRACT

This study develops and tests a model which investigates the simultaneous effects of job demands, job resources, and a personal resource (intrinsic motivation) on emotional exhaustion and turnover intentions. Frontline hotel employees in Ankara, Turkey serve as the study setting. Among others, results show that job demands (role conflict and role ambiguity) trigger frontline employees' emotional exhaustion and turnover intentions. Job resources (supervisory support, training, empowerment, and rewards) and intrinsic motivation reduce emotional exhaustion. Implications of the findings are discussed and directions for future research are offered.  相似文献

ABSTRACT

In spite of the importance of performance appraisal for hotels to evaluate their employees, the existing hospitality literature largely covers studies in Western countries only. Prior studies have rarely investigated the issue of performance appraisal in the context of China, the world's largest potential market for generating tourists and receiving tourists. This paper reports on a study that used focus group interviews with employees in an upscale hotel in Hong Kong, a special administrative region in China, on their views of the appraisal system that has been used. Research findings reveal that the system could be further improved.  相似文献

Employee turnover continues to be a major problem within the hotel industry. This survey-based study examined the relationship between work-family conflict and turnover intentions among hotel employees in both China and the U.S., with an additional emphasis on female employees. While the results do confirm that work-family conflict is positively related with turnover intentions, work-family conflict is more strongly related to turnover intentions among males than females. The relationship is also stronger in Chinese hotel female employees than their U.S. counterparts. Results demonstrated that neither marital status nor parenthood influences the relationship between work-family conflict and turnover intentions among hotel female employees. Management implications and future research directions are provided.  相似文献

This study investigates the effects of three green triggers – environmental knowledge, environmental awareness and environmental concern – and employees’ ecological behaviour on their intentions to implement green practices in hotel companies. Data was collected through a survey from 438 hotel employees in Hong Kong and structural equation modelling (SEM) was used to test the research hypotheses. The results indicate that the three green triggers are positively associated with ecological behaviour and ecological behaviour is positively associated with intention to implement green practices in hotels. Additionally, ecological behaviour mediates the relationship between the three green triggers and intentions to implement. Theoretical and practical implications are also discussed.  相似文献

Drawing on social exchange theory (SET), the study examined the influence of customer-contact hotel employees' perceived compensation system on turnover intentions and job performance. Also, the study explored the potential moderating role of communication satisfaction in the aforementioned connections. Data obtained from 372 customer-contact employees in 5-star hotels in Nigeria was used to assess the hypothesized relationships. Using hierarchical multiple regression, the findings demonstrated that while customer-contact hotel employees' perceived compensation system reduces turnover intentions, it enhances job performance. More importantly, communication satisfaction moderates the relationships between customer-contact hotel employees' perceived compensation system, turnover intentions, and job performance. Theoretical contributions of the study, managerial implications, and suggestions for further studies are discussed.  相似文献

Employee compensation is one of the largest expenses for businesses. Given the labor-intensive nature of the hotel industry, hotel employees' perceptions of the statutory minimum wage (SMW) policy have become a major concern for hotel operators since the introduction of the policy in Hong Kong. This exploratory study examines these perceptions, together with hotel employees' job and compensation satisfaction and intention to leave, since the introduction of the SMW policy. A survey of 161 hotel employees in Hong Kong was carried out. Respondents demonstrated high awareness of the SMW policy but viewed its effect on the hotel industry as limited. The largest gap between the perceived importance of, and satisfaction with, a factor related to job satisfaction was found for the benefits package. As well as making a contribution to the academic literature, this study provides practical implications of the SMW policy for the hotel industry in Hong Kong and other countries considering adopting a similar measure.  相似文献

Abstract

This study surveyed 402 international travelers to explore their satisfaction levels towards service and facility quality in three Hong Kong hotel market segments, High-Tariff A, High-Tariff B and Medium Tariff. Six perception dimensions were extracted from 33 hotel attributes by a factor analysis. All six dimensions had a significant impact on the overall satisfaction of travelers with service quality and facilities in the three Hong Kong hotel market segments. Quality of Staff Performance was the most influential factor followed by Quality of Room Facilities, Value for Money, Variety and Efficient Services, Business Related Services, and Safety and Security respectively. It was found that travelers had the lowest satisfaction level towards the Medium-Tariff hotel segment. By identifying the most influential hotel dimension in influencing travelers' satisfaction levels, hoteliers will be in an advantageous position to formulate tactics to meet the changing needs and expectations of travelers. Implementing human resources training that emphasizes the fact that service quality is part of each employee's job should have a significant impact on guest re-purchase intention. The importance of value segmentation cannot be overlooked by hoteliers. Travelers will continue to expect hotels to provide more value-for-money services and facilities and they are expected to shift their purchasing decision to an economic value basis.  相似文献

ABSTRACT

This study aims to investigate the competencies of training professionals in the hotel industry in Hong Kong. A survey questionnaire was adopted. Seventeen competencies were derived by factor analysis. Six essential competencies are identified, whereas “people skills and commitment” and “awareness of quality” are the most important competencies, while another 11 competencies are highly preferred. This study provides original criteria for hoteliers and human resources professionals to facilitate the recruitment process and aid training professionals in developing core competencies in hotel industry employees. Abstract

This paper reports on a research project investigating the current and potential existence, implementation and levels of training in empowerment management styles in five international hotel groups in Asia. Initial findings suggest that empowerment is not going to be used as a management style in China for a long time. Reasons for this seem to be authoritarian management styles, culture, higher than average staff/customer ratios, employees who are not trusted, and an environment which discourages risk taking. However, in the East meets West culture of Hong Kong empowerment is starting to be introduced to a selection of staff in several international hotel chains.  相似文献

Prudent restaurant managers and owners should be aware of new trends in their industry. One of the most recent trends or challenges that the restaurant industry is facing is that of sexual harassment lawsuits. As the cost of litigation and dollar amount of settlements increase substantially, restaurant managers and owners should take a proactive view at sexual harassment in Hong Kong from the perspective of their employees. Hong Kong today is no different than any other major city in the world with attorneys (Solicitors and Barristers) advertising on television and in newspapers, therefore managers and owners in the restaurant industry must realize the significance of a work environment free of sexual harassment. This study investigates the relationships between three different emotional labor strategies (surface acting, deep acting, and genuine emotions) and turnover intentions and introduces the role of in-depth communication with colleagues as a potential moderator. This study was administered to employees in four Chinese hotel companies. Frontline employees were asked to participate in the survey and 216 valid responses were obtained for data analysis. The results showed that surface acting and deep acting were associated with turnover intentions, and in-depth communication with colleagues moderated the relation between deep acting and turnover intentions. Although there was not a direct effect of genuine emotions on turnover intentions, in-depth communication was a significant moderator of this relation. These findings extend previous literature by demonstrating the role of in-depth communication in shaping employees’ retention.  相似文献

This study examines the perceived importance of corporate social responsibility (CSR) attributes of Hong Kong hotel employees and their hotels’ performance on those attributes, and to determine underlying performance factors that ultimately lead to the perceived overall CSR effectiveness of hotels. The importance–performance analysis results show that Hong Kong hotels generally performed well on 17 out of the indicated 30 CSR attributes. Furthermore, the attribute “promote innovation in products and services” was considered to be overkill, and another attribute, “demonstrates a commitment to the environment,” requires the immediate attention of hotels. Six performance factors were extracted and Hong Kong hotels performed best in the area of finance. The factors “state of affairs” and “novelty” positively and significantly affected employees’ perceived overall CSR effectiveness of their hotels. Almost 70% of the respondents agreed that Hong Kong hotels had been effective in carrying out their CSR. Hotels in Hong Kong should find our study results helpful in pinpointing CSR attributes considered of various importance and performance levels from the perspective of one of their important stakeholders, their employees. In particular, the relatively low awareness toward the environment of both the employees and the hotels should alert the hotel management to invest greater efforts in environmental protection.  相似文献

In recent years, many factors have influenced the hotel industry to identify areas of social concern most beneficial to it. Staff incentives, rewards, community involvement, and charitable activities, coinciding with increased management and staff education concerning internal and external social responsibilities, have increased. The objective of this study is to investigate how hotel leaders from Hong Kong in high-tier and medium-tier hotels attempt to influence employees' behaviour to act in a more socially responsible manner towards their companies and communities. It highlights both leaders' perceptions of corporate social responsibility (CSR) behaviour of their employees and the instruments used to influence that behaviour. As a first step, this study aims to determine hotel managers' perception of leadership styles and their interpretation of the CSR role in the industry and community. Managers differ in leadership styles, thereby influencing their employees' perception of the CSR role in industry and community. Findings have shown that CSR awareness is deeply incorporated into high-tier Hong Kong hotels where community involvement is particularly strong.  相似文献

The aim of this study is to assess the antecedents of employee’ intentions to resign from their jobs in luxury hotels in India. Two aspects are considered in this context: firstly, the employees’ enthusiasm for the profession and organisation, the nature of the work and its impact on social and family life. Secondly, their level of satisfaction with the job in terms of organisational loyalty, relationship with supervisors, job security, earnings and additional benefits. A theoretical model (see Fig. 1) and seven hypotheses are tested to indicate whether the employees’ level of agreement with statements about the job and their level of satisfaction with the job will impact their intentions to quit. The study further examines if any current employees intend to leave their job. The term luxury hotel is used to represent 5 star and 4 star hotels of India.Findings from the analyses of 884 responses suggest that, when considering intentions to resign from the job, a negative relationship is found between professional and organisational enthusiasm and perceptions about the work being stimulating. No support was found for a positive relationship between the extent work impacted social and family life and the intention to quit. However, results supported the notion that the employee's organisational loyalty has a negative effect on his/her intention to resign from the job. Our findings contradict several other studies in that they suggest the employee's intention to resign from the job increases as job security and earnings improve. The study is distinctive as it explores intentions luxury hotel employees in India to leave their jobs; three is little evidence in the wider literature of similar attempts in the context of the Indian hotel industry. The outcomes have implications for both theory and practice as this is the first such major study in the context of the hotel industry in India where there is a population of over a billion people and an expanding hotel industry.  相似文献

During the COVID-19 pandemic, many hospitality organizations are trying to help their employees overcome various challenges. Career adaptability has proven to be useful in helping employees handle challenges, while proactive personality is a critical factor affecting the formation of career adaptability. However, career adaptability can be a double-edged sword, and it is unclear how it may impact employees’ turnover intentions. Drawing on social exchange theory, the current study reconciles mixed findings in the literature by proposing a moderated mediation model suggesting that work social support moderates the indirect relationship between proactive personality and turnover intentions through career adaptability. Results based on data collected from 339 hotel employees in the United States indicate that proactive personality is positively associated with employees’ career adaptability. More importantly, work social support significantly moderates the relationship between career adaptability and turnover intentions. Theoretical and managerial implications are discussed.  相似文献

Drawing on the conservation of resources and job-demands resource theories, this study proposes and tests psychological distress as an underlying mechanism mediating the relationships between workplace ostracism, work engagement, and turnover intentions. Furthermore, it investigates how resilience and perceived external employability condition the aforementioned relationships. Four- and five-star full-time hotel employees provided the data for this study. The findings suggest that psychological distress mediated the relationship between workplace ostracism and turnover intention, but did not mediate the workplace ostracism-work engagement linkage. Also, workplace ostracism plummeted the work engagement of less resilient employees, and surprisingly aroused that of more resilient employees. Finally, the result did not support the argument that employees with perceived high external employability would have stronger turnover intentions compared to those with lower external employability. This study offered new insights into the interface between workplace ostracism, engagement, and turnover intention, and relevant theoretical implications and address to managers are further discussed.  相似文献

Abstract

The major objective of this study was to explore the reasons behind hourly employee turnover in the hotel industry. Data was collected from 230 hourly employees in ten small and medium-size hotels located in the Southeast U.S. The results empirically confirmed that hourly employees' retention was predicted by self-fulfillment and working conditions rather than monetary rewards. More specifically, employees who were more likely to stay with their current employer: were not interested in finding another job, had a positive experience with their hotel's company policies, were satisfied with their current job, attributed a higher level of importance for paid vacation, had a positive experience with regard to their hotel's humane approach to employees, and did not attribute a high level of importance for having a fun and challenging job.  相似文献

This study examined how hotel employees perceive green practices. Data was collected from 220 employees working in eight green certified hotels in Orlando, Florida. Study results from an importance–performance analysis revealed that the surveyed employees rated their hotels' performance in green practices lower than the importance levels. A positive correlation was found between the employees' organizational commitment and their perception on the company's green practices. The relationship between the respondents' key demographic characteristics and their perception of green practices was also investigated. Lastly, implications for hotels are discussed to assist the companies to promote and train green practices among their employees.  相似文献
