This study aims to explore the moderating roles of supervisor-subordinate guanxi and employee creativity in the perceived organizational support-organizational commitment-turnover intention link in the Chinese hotel organizations. Using a matched sample of 85 supervisors and 249 subordinates from 13 hotels in Shenzhen, China, we found that both supervisor-subordinate guanxi and employee creativity altered the relationships of perceived organizational support, affective commitment and employee prequitting behaviors. A significant conditional direct effect of perceived organizational support on prequitting behaviors was moderated by low supervisor-subordinate guanxi. Furthermore, a significant conditional indirect relationship between perceived organizational support and prequitting behaviors was found at high employee creativity. Moreover, interactive effect of affective commitment and employee creativity exerted a significant negative effect on prequitting behaviors. Findings shed light on the changing traditional values in modern management practices and the conditions under which organizations can improve employee retention. Theoretical and practical implications for talent management are discussed.  相似文献

Mentoring is considered an important human resources training program but is seldom discussed as an internal marketing tool in the hospitality management literature. This study, using a major hotel company’s formal mentoring program, empirically tested mentoring’s influence on employee’s promotional attitude. Employee psychological contract theory provided the theoretical foundation for the study. The proposed research model was tested using Partial Least Squares (PLS) SEM. The results showed that mentor functions (i.e., career development and psychosocial support) were antecedents of employee promotional attitude. In addition, employee’s psychological contract breach and employee’s affective organizational commitment were mediators between mentor functions and promotional attitude, with affective organizational commitment showing a full mediation effect. These results provide both theoretical and managerial implications and offer opportunities for future research.  相似文献

Human resources management (HRM) practices are hotel management tools that contribute to organizational success. The purpose of this study was to evaluate how soft HRM practices in the Thai hotel industry affect job satisfaction and job retention. This study focuses on soft HRM practices, which draws on theories of commitment and motivation. Soft HRM refers to human relations between staff and the hotel organization. A quantitative approach was employed using multiple regression technique with a stepwise method for data analysis. It was found that employee satisfaction is not fostered by increasing remuneration, but is more related to the quality of working life, good leadership style, regular training, employment security, the hotel's brand image, and employees' personal traits, a most important aspect. The findings from this study provide a comprehensive framework for both academic and managerial responses to resolve the labor and skill shortage crises. Equally important is the extrinsic and intrinsic motivation and personal attitude theory that underpins employee job satisfaction in this study.  相似文献

Abstract

The management of employees in the restaurant industry is a major challenge that operators must address as companies work to find the best employees in a shrinking labor market. An exploratory study of twenty restaurants (ten independent and ten chain restaurants) investigated similarities and differences in employee recruitment and retention practices. Personal face-to-face interviews with managers disclosed a variety of interesting practices and ideas in the management areas of recruitment, interviewing and hiring, incentives, discipline, and retention. Environmental issues (relating to atmosphere and work environment) were most frequently cited by managers as reasons employees choose to work and remain in restaurants. Compensation and monetary awards were second in importance, followed by work schedule. This analysis provides an understanding from the manager's viewpoint of why employees work in restaurants and offers a perspective in current practices in employee recruitment and retention processes.  相似文献

Our research primarily seeks to assess how paternalistic leadership behaviors – authoritarianism, benevolence, and morality – influence extra-role customer service via employee work engagement as a mediator. The data for our research model were gleaned from four- or five-star hotels in Ho Chi Minh City, Vietnam. To test the hypotheses of the research model, structural equation modelling was employed. Our research findings cast light on the mediation mechanism of employee work engagement for the positive relationships between benevolence and morality components of paternalistic leadership and extra-role customer service behavior, as well as for the negative relationship between authoritarian behavior and extra-role customer service behavior. Additionally, benevolent and moral behaviors were found to attenuate this negative association between authoritarian behavior and extra-role customer service. Discretionary HR practices were proved to play the moderating role for the relationships between the three paternalistic leadership behaviors and employee work engagement in that discretionary HR practices fortified the positive link between benevolent or moral behavior and work engagement and alleviated the negative link between authoritarian behavior and work engagement.  相似文献

This research examined the impact of critical life events and constituent attachment on entry-level voluntary employee turnover. Specifically, this research examined the influence of three types of critical events on turnover – external personal events, external professional events, and internal work events. With a sample of 290 servers from a restaurant chain in the U.S., data on critical events and constituent attachment were collected with employee surveys, and turnover data were obtained six months afterwards from organizational records. Overall, the results demonstrated that positive and negative external personal events and positive external professional events were positively related to turnover. Meanwhile, positive internal work events and constituent attachment were negatively related to turnover, promoting retention. Furthermore, constituent attachment curbed the extent to which critical events lead to turnover. These findings highlight the importance of life events and constituents at work in explaining the employee turnover phenomenon in the hospitality industry.  相似文献

This study examines the abilities of internal service quality (ISQ) to moderate occupational stereotype for restaurant food servers. Food servers at restaurants responded to two surveys measuring ISQ and occupational stereotype. It was concluded that ISQ overcomes occupational stereotype to attract and retain food servers in the hospitality industry. This investigation contributes to the hospitality literature and to a better understanding of the world of waiters, especially in reference to employee turnover, employee retention, and motivation to work in the food service industry. When employees in a service profit chain receive quality internal services, they provide quality services to external customers, but extant research does not address what connects internal and external services. This study espouses service climate as an integral part of the service profit chain by exploring its role in linking internal service management and external service performance, and the boundary conditions in which it operates. Data collected from 538 employees of 81 department managers in 24 Chinese hotels were examined using hierarchical linear modeling. Results suggest that managers’ commitment to service quality affects service climate through empowering leadership, service climate links empowering leadership and employee service-oriented behaviors, and external departments’ internal service quality strengthens the positive effect of service climate on service-oriented behaviors. This study advances the literature by integrating service climate and internal service quality into the service profit chain, helping hospitality managers understand how to foster service-oriented behaviors.  相似文献

目前随着饭店行业竞争的不断加剧,人才保留和员工忠诚受到了管理实践者的极大重视.本研究从内部营销视角出发,以中国饭店业为研究对象,分析员工信任、满意和组织承诺对饭店员工态度和行为忠诚的递推影响作用.实证研究发现,员工信任和满意通过组织承诺影响员工态度忠诚,最终影响员工行为忠诚.因此,饭店行业的管理者在强调通过物质利益树立员工忠诚度的同时一定不能忽视员工心理状态对于忠诚度的影响作用,更要充分利用组织承诺的效能来降低员工流动率.  相似文献

This study aims to investigate the corporate social responsibility (CSR) practices of international hotel chains operating in China and their effects on local Chinese employees. As CSR practices vary across countries and contexts, this study developed a scale of CSR metrics, which was based on CSR reports published by international hotel chains in China and a comprehensive literature review. Subsequently, the proposed model, which depicts the relationships between CSR practices and local employee work metrics, was tested with a PLS-SEM. Multiple phases of qualitative and quantitative investigations of 2451 local Chinese employees of international hotel chains allowed for validating a formative construct of CSR with four dimensions: environment protection, employee wellness, business ethics, and customer wellness. The PLS-SEM results confirmed the significant effects of CSR practices of international hotel chains in China on local Chinese employee engagement, commitment, job satisfaction, and organizational citizenship behaviors. Theoretical and practical implications are presented.  相似文献

This paper provides insights into the relationship between leader–member exchange (LMX) and employee job performance. An integrative model that includes work engagement and human resource management (HRM) consistency, defined as the extent to which various HR practices are viewed as consistent with one other, was developed to explain this relationship. Results from a hierarchical linear model based on 298 employees (survey data) and 54 supervisors in a large luxury hotel in southern China indicated that LMX was positively related to employee job performance. Moreover, as expected, work engagement mediated this relationship and HRM consistency strengthened the influence of LMX on work engagement. The role of internal marketing on building employee satisfaction has been empirically established. More than 200 internal marketing studies are evident in the literature yet few consider the role of an employee's own cultural background with no quantitative exploration to date. In response to this gap in the literature, this research seeks to understand whether cultural congruence (the degree to which an organisation meets an employee's cultural needs) moderates the internal marketing practice and employee satisfaction relationship in a culturally diverse work setting. A sample of 458 valid responses was received from English and Traditional Chinese online and face to face surveys of tourism employees in Australia who were both Australian and Taiwanese born. The data were analysed using confirmatory factor analysis and multi-group analysis. The results confirmed the positive internal marketing and employee satisfaction relationship. Further, this research contributes both applied and theoretical outcomes with empirical evidence establishing that cultural congruence can further strengthen the internal marketing and employee satisfaction relationship. Limitations and future research directions are outlined.  相似文献

Drawing on social exchange and conservation of resources theories, this study investigates genuine emotions as a mediator of the effects of internal marketing practices on customer-oriented behaviors. Data collected from customer-contact employees in the four- and five-star hotels in Antalya, one of the most popular tourism destinations in Turkey, were used to assess the aforesaid relationships. The results from structural equation modeling reveal that management’s simultaneous emphasis on internal communication, training, and internal market research as the indicators of internal marketing practices fosters customer-contact employees’ genuine emotions displayed in service encounters. Such internal marketing practices as well as genuine emotions boost employees’ customer-oriented behaviors, as manifested by enjoyment and needs. As hypothesized, genuine emotions partly mediate the effects of internal marketing practices on customer-oriented behaviors. Theoretical and management implications associated with the abovementioned results are discussed.  相似文献

The competitive hospitality industry requires effective external and internal brand management. Since service employees bring the brand to life, insight regarding their motivational drivers is important. Given a multigenerational hospitality workforce, individual motivations will likely differ and therefore inform attitudes and behavior differently. Adopting work values as a motivational lens, and drawing on generational theory, this study surveys 303 hospitality employees to understand how generational collective memories (i.e., formative referents) inform individuals’ work values. Further, it examines how generational work values differentially influence employees’ perceived brand fit and brand citizenship behavior. The results suggest that an individual’s collective memories from their formative years influence their work values, with altruistic, social and intrinsic work values having a positive impact on employee brand attitude and behavior, while extrinsic and leisure work values have no significant impact. Generational differences are evident, but not always in a manner that is consistent with previous literature.  相似文献

This study investigates when and why organizational dehumanization leads to deviant work behavior. Accordingly, aims to investigate the impacts of organizational dehumanization on perceived incivility and deviant work behavior. In addition to this, also investigates the psychological capital as moderator between organizational dehumanization and perceived incivility, while perceived incivility as a mediator between organizational dehumanization and deviant work behaviors (employee time theft and knowledge hiding). A time lag approach: with three-time intervals T1, T2 and T3 respectively was used to collect the data from hotel employees. Results indicate that organizational dehumanization leads to perceived incivility and thereof, perceived incivility propels deviant work behaviors amongst employees. Moreover, employee’s psychological capital played a protective role of reducing the detrimental effects of organizational dehumanization on perceived incivility. This research contributes to literature by considering behavioral outcomes of organizational dehumanization. For managers this study provides insights to minimize organizational stressors to buffer employee deviant behaviors. This study also provides new research avenues in hospitality industry.  相似文献

This research introduces the use of venue check-ins, which are available on mobile social media platforms, as an additional data source to study tourist behaviors in gaming destinations. The practical value of venue check-ins is demonstrated through a case study of Macau, a popular gaming and cultural destination. The analyses provide an overview of the travel patterns of tourists to gambling and non-gambling venues and highlight the differences between gambling and non-gambling tourists. The introduced approach is beneficial to tourism managers in understanding tourist behaviors and interests and, thus, improves the management and development of gaming destinations.  相似文献

Expanding on a stream of literature connecting employee motivation to environmental practices, this research investigated why hospitality employees participated in organizational citizenship behaviors related to company sustainability efforts. The results of this study suggest that employees’ environmental belief partially mediates the influences of both environmental-transformational leadership and environmental policies on organizational citizenship behavior toward the environment, while it fully mediates the association between environmental training and the outcome. The findings also demonstrate that employees’ perception of organizational support moderates the relationship between environmental belief and organizational citizenship behavior toward the environment. Pointedly, hospitality workers reported they were increasingly more likely to engage in ecologically friendly organizational citizenship behaviors as their environmental beliefs increased, and as such, organizational support moderated the association so that the more support received, the more likely workers would engage in such behaviors, and the less support received, the less likely they were to do so.  相似文献

Employee innovative behaviors lay the foundation for organizational innovation and are of importance to business success, especially for service firms. Although these innovative behaviors are performed at the individual level, employees still need to have frequent exchanges with others, such as customers. As there is little research investigating customer-employee exchange (CEX) and its influence on employee innovative behavior in services, this study aims to fill this gap in a hotel context. The results of a survey with 180 respondents indicate that both the solidarity and harmonization components of CEX have positive effects on employee innovative behavior, yet the information exchange between customers and employees does not significantly influence employee innovation. Also, higher level of CEX leads to higher level of perceived social psychological climate for innovation. The mediating effect of social psychological climate in the relationship between CEX and employee innovative behavior is partially supported. The findings contribute to the understanding of the role of social exchanges in facilitating employee innovative behavior and provide implications for the management of employee innovative behavior in hospitality firms.  相似文献

The environmental impact of marine and coastal tourism is gaining the attention of firms, scholars and institutions. Coastal tourism facilities play a crucial role in the sustainable management of coastal tourism areas in Mediterranean countries. One way by which tourism facilities can preserve these resources is to adopt on a voluntary basis the ecolabels, which ensure compliance with specific environmental performance criteria. The research presents the results of a survey addressed to the guests of an ecolabel-awarded Italian Beach Club. In order to reduce a research gap in the context of coastal tourism, the aim is to evaluate how guests perceive the green practices implemented by the Beach Club and to test if they significantly influence guests’ satisfaction and loyalty. Partial Least Square Structural Equation Model (PLS-SEM) was employed to test a series of research hypotheses. Findings show that (a) guest environmental concern positively influences guest attitude toward green practices and guests’ evaluation of green practices; (b) guest environmental concern isn’t a significant antecedent of guest satisfaction; (c) guest attitude toward green practices positively influences the evaluation of green practices; (d) guest attitude towards green practices doesn’t influence guest satisfaction and loyalty; (e) the performance of Beach Club green practices positively influences guest satisfaction and loyalty toward the Beach Club; (f) customer satisfaction is a significant antecedent of guest loyalty. Research findings are relevant for practitioners, as beach club green practices are positively recognized by guests that consider them as part of the service quality, showing that environmental commitment plays a significant role in generating added value for coastal tourism.  相似文献

The devastating effects on the environment have raised many questions on the environmental performance of an organization. As the environment is severely affected by the operations of giant businesses, i.e. ‘hotel industry.’ There is a need to explore the factors that influence employee environmental performance by incorporating green motivation and proactive environmental management maturity as mediators. The data are collected using the survey method. The statistical techniques applied to the dataset were confirmatory factor analysis and partial least square structural equation modeling. The findings reveal that green HR practices positively and significantly related to green intrinsic and extrinsic motivation and proactive environmental management maturity. Similarly, green motivation is significantly and positively linked with employee environmental performance. In contrast, proactive environmental management maturity is positively and insignificantly linked with employees’ environmental performance. In contrast, mediation analysis reveals that green motivation, i.e., intrinsic and extrinsic, partially mediates the association between green HR practices and employee environmental performance. However, no mediating effect of proactive environmental management maturity is found between the proposed associations. The paper contributes to the literature in many ways. Firstly, it explains the role of Green HR practices in forming green motivation among employees of the hotel industry, and previously no researchers studied this combination in the context of the hotel industry. Secondly, green motivation and proactive environmental management maturity are incorporated as mediators to have in-depth knowledge about the employees’ environmental performance.  相似文献
