员工情感状态与工作满意度对工作绩效的影响:领导-部属交换的调节作用

本文运用多层线性回归分析方法,探讨了员工个体内层面因素(积极情感、消极情感和工作满意度)对员工工作绩效(任务绩效、情境绩效和反生产绩效)的影响,并检验了个体间层面因素(领导-部属交换)对这些影响的跨层调节作用。研究结果表明:员工的积极情感与其任务绩效和情境绩效正相关;员工的消极情感与其反生产绩效正相关;与领导-部属交换水平高的员工相比,低水平领导-部属交换的员工,积极情感与情境绩效的正相关关系更强。     

差序式领导对知识型员工建设性越轨行为的影响机制研究

建设性越轨行为是员工在亲社会动机驱动下所表现的角色外行为,现已成为组织管理学界日益关注的重要问题,而差序式领导作为中国特有的领导风格之一,到底会促进还是抑制员工建设性越轨行为的结论不一。文章基于我国文化情景,以16家企业的394名知识型员工作为调研样本,构建差序式领导对建设性越轨行为影响的关系模型,鉴于员工动机和行为结果是由个体感知和组织环境刺激交互效应所导致,故引入个体层次的内生动机、内部人身份感知以及组织层次的团队动机氛围分别作为中介变量和调节变量。实证结果表明,差序式领导对建设性越轨行为具有显著正向影响,内生动机对该影响途径具有完全中介效应;差序式领导与建设性越轨行为的关系均受到内部人身份感知、精熟动机氛围的正向调节效应,受到绩效动机氛围的负向调节效应,且各部分调节效应均被内生动机所中介。研究结论揭示了差序式领导对知识型员工建设性越轨行为的影响机理,对指导组织管理者如何科学对待员工建设性越轨行为提供了理论指导和实践指引。     

领导诚信特征、心理授权与工作绩效关系研究

组织中的领导者理念是企业经营的灵魂,领导者特征能对员工的工作态度和行为产生影响,进而影响其工作绩效。本文回顾了领导诚信特征、心理授权、工作绩效的概念和内涵,同时对三个变量间的相互关系进行了探讨,从而为企业的管理实践提供相应的建议。     

诚信领导和心理授权对员工创新能力影响分析

员工创新能力是组织创新及竞争优势的重要来源,是影响组织绩效和组织生存的重要因素。旨在探讨中国情境下诚信领导对员工创新能力的影响机制,建立以心理授权为中介变量的理论模型。并由此总结得出诚信领导风格可以提高员工的创新能力,另外在团队中营造心理授权气氛是有助于创新能力的发展。     

变革型领导行为与员工绩效研究的国内外文献综述

变革型领导行为会对员工的绩效水平产生直接影响,并最终对整个企业的绩效产生影响。通过对国内外有关变革型领导行为与员工绩效之关系等文献的研究,从变革型领导的概念界定、变革型领导的结构、员工绩效的概念及维度以及变革型领导行为与员工绩效之间的关系等方面得出的结论是:大多数学者都认为领导者的变革型行为可以对员工的工作满意度、工作投入和任务绩效产生影响;不少学者还建立了相关模型对其进行实证分析。但目前看,研究结论不尽相同,故基于理论的实证研究还有待于进一步提高。未来可通过不断研究,进一步开发领导者的变革型领导行为,从而达到激发员工的工作投入热情,提高员工的工作绩效的目的。     

领导授权赋能行为对“90后”员工创新绩效的影响研究——知识共享与组织支持感的作用

“90后”员工作为企业的中坚力量，已成为组织创新的关键来源。领导授权赋能行为通过权力下放能够使“90后”员工拥有更多的工作自主权，有利于创新绩效的产生。文章探究了领导授权赋能行为对“90后”员工创新绩效的影响路径及作用机制，结果显示：领导授权赋能行为显著正向影响“90后”员工创新绩效，知识共享起部分中介作用，组织支持感正向调节两者之间的关系。结合研究结果，为管理者提高“90后”员工创新绩效提供管理启示。     

目标导向与员工绩效——领导部属关系的中介作用

本文在对国内外相关研究进行文献综述的基础上,将学习目标导向、绩效目标导向以及规避目标导向为作为自变量,领导部属关系作为中介变量,将员工工作绩效作为因变量,构建了目标导向与工作绩效关系研究模型。分析得出,学习目标导向和绩效目标导向对指向领导部属关系有显著的正向影响关系;领导部属关系对于员工的工作绩效有显著的积极影响关系;领导部属关系对员工的目标导向和工作绩效有中介作用,但是,规避目标导向对指向领导部属关系没有任何明显的影响关系。     

破坏性领导行为与企业绩效的关系研究

本文在回顾相关文献的基础上,重新界定了破坏性领导行为的含义,并提出了相关研究假设。通过对浙江省部分企业员工的实证研究结果表明:在浙江省的民营企业中存在破坏性领导行为,而且对下属产生诸多负面影响;破坏性领导行为对员工工作态度具有显著性的负向影响;破坏性领导行为对员工工作绩效具有间接的负向影响,员工工作态度在破坏性领导行为和员工工作绩效之间充当完全中介变量;破坏性领导行为对企业绩效的直接负向影响非常有限,破坏性领导行为基本上是通过员工工作态度和工作绩效的改变来影响企业绩效的。     

家长式领导对员工建言行为激励内化机制研究——中庸思维调节下的跨层次分析

员工建言作为角色外组织公民行为,有助于企业规避风险、提升组织绩效与创新绩效,推动组织变革.本文探究建言行为的激励内化过程与机制,考察领导、个体和文化价值观三个层面要素在此过程中的作用效果与范围,并展开实证检验.结果表明: 家长式领导通过上司支持感和心理安全感间接影响员工建言,其中心理安全感是建言行为发生的决定性因素;中庸思维正向调节上司支持感与建言行为之间的关系,高中庸水平的员工更容易在上司支持感的作用下提出促进型建言,而这一调节效应在心理安全感和建言行为的关系中并不显著.本文采用的跨层次研究有助于理解建言行为的触发、认知和决策过程以及建言理论本土文化的适用性.     

企业文化对员工组织认同与关联绩效研究

以我国企业员工为调查对象,对不同类型组织文化与员工组织认同和关联绩效的关系进行实证研究。结果表明,组织认同是组织文化和关联绩效的完全中介变量;创新型文化和支持型文化对员工组织认同和关联绩效产生正面影响,而官僚型文化则无显著影响,其中创新型文化的正面影响更大。
