Workplace creativity is critical to stay ahead in the current competitive hospitality industry. Recent research has suggested that servant leadership fosters creativity. However, there is a lack of research into the mechanisms and situations that make this link possible. This paper examines (1) employee servant attitude as a mediator in the servant leadership–employee creativity relationship, and (2) the role of intrinsic motivation in both the direct and the mediated relationship. Using structural equation modeling to analyze a sample of 259 hotel employees in Spain, we found that servant attitude is one of the mechanisms servant leaders use to foster creativity, and that this mediating role of servant attitude is strengthened as employee intrinsic motivation increases. However, when intrinsic motivation decreases, the mediation reverts and the leadership–employee creativity relationship becomes significant again. New light is shed on how and when servant leadership is most effective in fostering hotel staff creativity.  相似文献

This article reports the findings of a study of 327 Australian hotel frontline employees using a survey of job embeddedness. The research provides a novel application of the job embeddedness construct to the hospitality industry, not only validating the factor structure of the job embeddedness scale, but also investigating the relationship between job embeddedness and other job-related attitudes that influence employee turnover. Findings indicated that a six factor solution is the best explanation. Testing a model of the embeddedness-commitment and embeddedness-turnover relationship, the embeddedness dimensions of organizational sacrifice and community links displayed a positive relationship with organizational commitment. A negative relationship was found between organizational sacrifice and intentions to leave, while a positive relationship was found between community links and intentions to leave. One implication for hospitality managers is that there is an opportunity for hotel organizations to increase the job embeddedness of their employees by increasing the perceived costs of leaving.  相似文献

This study would examine the effect of job rotation on two common forms of hindrance stressors witnessed among tourism and hospitality employees namely role ambiguity and role conflict of employees on employees in hotel. Besides, this study will examine the impact of the mentioned hindrance stressors on several negative outcomes such as job-related anxiety, anger and sabotage behavior. Moreover, this inquiry further examined the mediation effect of hindrances stressor the relationship between job rotation and anger, job-related anxiety and sabotage behaviors. By applying judgmental sampling technique, data were collected from 193 frontline employees working in 17 five and four-star hotels in Tehran. The relationship between study constructs were tested through structural equation modeling. The findings of the study revealed that hindrance stressors mediate the relationship between job rotation, anger, anxiety and service sabotage.  相似文献

The aim of this study is to assess the antecedents of employee’ intentions to resign from their jobs in luxury hotels in India. Two aspects are considered in this context: firstly, the employees’ enthusiasm for the profession and organisation, the nature of the work and its impact on social and family life. Secondly, their level of satisfaction with the job in terms of organisational loyalty, relationship with supervisors, job security, earnings and additional benefits. A theoretical model (see Fig. 1) and seven hypotheses are tested to indicate whether the employees’ level of agreement with statements about the job and their level of satisfaction with the job will impact their intentions to quit. The study further examines if any current employees intend to leave their job. The term luxury hotel is used to represent 5 star and 4 star hotels of India.Findings from the analyses of 884 responses suggest that, when considering intentions to resign from the job, a negative relationship is found between professional and organisational enthusiasm and perceptions about the work being stimulating. No support was found for a positive relationship between the extent work impacted social and family life and the intention to quit. However, results supported the notion that the employee's organisational loyalty has a negative effect on his/her intention to resign from the job. Our findings contradict several other studies in that they suggest the employee's intention to resign from the job increases as job security and earnings improve. The study is distinctive as it explores intentions luxury hotel employees in India to leave their jobs; three is little evidence in the wider literature of similar attempts in the context of the Indian hotel industry. The outcomes have implications for both theory and practice as this is the first such major study in the context of the hotel industry in India where there is a population of over a billion people and an expanding hotel industry.  相似文献

This study examined the structural relationships among three different dimensions of workplace stressors (customer-related stressor, CRS; work environment-related stressor, WERS; job-related stressor, JRS), negative affectivity (NA), emotional exhaustion (EE), and the negative effect of that strain on customer orientation (CO) in the context of the emotional labor (EL) of frontline employees in the hotel industry. Data were collected from self-administrated questionnaires distributed among frontline employees in room and F&B divisions in Korean deluxe tourist hotels, where EL is intense. The results of the structural equation analysis indicated a positive association between all three workplace stressors and NA and between NA and EE. There was also a relationship in the opposite direction with EE and CO, as hypothesized. The moderating effect of organizational level on the workplace stressors–NA relationships was also confirmed. In addition, in an alternative model, we found that NA partially mediates the relationship between JRS and EE; whereas, NA fully mediates the relationships between CRS/WERS and EE. Practical implications are discussed in detail and limitations of the study and future research directions are also suggested.  相似文献

The increasing number of tourist in Bhutan demands for more high-quality hotels to provide better services to guests. The objectives of the study are, (1) to assess the current training provided to the hotel employees; (2) to evaluate the training gap concerning training design and; (3) to examine relationship between the training factors affecting the training effectiveness in Bhutanese hotel industry. Findings showed mismatch of training provided to employees resulting in poor quality of service. Negative score was found between the importance and satisfaction level of hotel employees on contents of training design. However the results showed positive relationship between the training factors and training effectiveness, work environment has strong influence.  相似文献

Employees in the hotel industry are among the most vulnerable groups that have been severely affected by the COVID-19 pandemic. Anchored on the general strain theory, transactional theory of stress and coping, and theory of justice, this study investigates the mechanism through which hotel employees' perceived job insecurity affects their deviant work behavior during the COVID-19 pandemic. A survey method was used to collect three-wave sample data from 988 hotel employees in popular tourist destinations in Vietnam. Multivariate data analysis reveals a positive relationship between perceived job insecurity and deviant work behavior, and this relationship is mediated by psychological distress. Furthermore, abusive supervision positively moderates the association between psychological distress–deviant work behavior and the indirect influence of perceived job insecurity on deviant work behavior through psychological distress. These findings are useful for hotel managers seeking to manage and develop employees in a global health crisis such as COVID-19.  相似文献

Abstract

High turnover among new hotel employees has become a major concern for Hong Kong hotel managers. Previous studies have shown that the demographic characteristics of employees are related to their subsequent behavior and attitude. However, there is little vigorous discussion on new employees in particular. This study examines the relationship between the demographic characteristics of new employees and their socialization outcomes in the Hong Kong hotel industry. Its findings show that there are significant differences between the effects of certain demographic characteristics on job satisfaction, organizational commitment and turnover intentions. Some recommendations for maintaining new employees' productivity and minimizing turnover intentions are made for hotel managers' consideration.  相似文献

Building on Trait Activation Theory, this study explored whether, how, and why proactive personality and inclusive leaders can foster creativity at both individual and team levels. Using multi-wave data collected from hotel frontline employees and their supervisors, the study first found that at individual level, proactive personality could influence creativity via psychological safety, with inclusive leadership moderated the indirect relationship. The study further tested at team level, using lab experiment with hospitality majored students, the relationship between proactivity and creativity. The findings at the team level suggested that teams with highly proactive members exhibited higher levels of creativity than teams without highly proactive members. This research revealed the psychological mechanism of how proactivity contributes to individual creativity, and teams can benefit from having proactive members.  相似文献

ABSTRACT

This study aims to offer a holistic model for human resource practices, affective commitment, job autonomy, and employee creativity. It examines the factors that create conditions for bringing forth creativity in employees. Data were collected from 440 employees drawn from 35 hotels using a structured self-administered questionnaire. Confirmatory factor analysis and hierarchical regression analysis were used to analyze the data. The findings of the study reveal that affective commitment was acted as a mediator between human resource practices and employee creativity while job autonomy was acting as a moderator between affective commitment and employee creativity. This article contributes to a better understanding of the effect of human resource practices on the commitment level of employees working in the hotel industry and provides evidence that commitment acts as a mediator between the factors of human resources practices and employee creativity.  相似文献

In this study, we examine how the high-performance work system (HPWS) can be used to promote positive employee behavior leading to higher organizational service performance in the hotel industry. Specifically, we suggest that the collective organizational citizenship behavior (OCB) of employees links the HPWS to organizational service performance, and a stronger procedural-justice climate of a hotel strengthens the relationship between the HPWS and the collective OCB. Using multi-source data drawn from 5290 employees across 180 independent franchise hotels in North America and customer feedback on each surveyed hotel, we found that the collective OCB mediates the relationship between the HPWS and organizational service performance, and when hotels have a stronger procedural-justice climate, the mediating effect is more salient. The implications of these findings for tourism researchers and practitioners are discussed.  相似文献

Making changes work in organizations requires that employees voice their suggestions. However, previous research has found inconsistent results regarding the relationship between voice and performance ratings. Using a sample of employees from a hotel, this study confirms the negative perspective of the relationship. In further exploring the role of political skill between such employees, it is found that this skill not only has a strong effect on performance ratings but also moderates the relationship between voice and performance ratings. Finally, the implications and limitations of the findings as well as some methodological issues are discussed and elaborated.  相似文献

The purpose of this study is to apply expectancy theory to employee motivation in the hotel setting and confirm the validity of expectancy theory. The proposed expectancy theory model for motivation was tested using data from 289 hotel employees. The results show that a modified expectancy theory with five components (expectancy, extrinsic instrumentality, intrinsic instrumentality, extrinsic valence, and intrinsic valence) best explains the process of motivating hotel employees. This study also indicates that intrinsic motivation factors are more influential than extrinsic factors for hotel employees, suggesting that hotel managers need to focus more on intrinsic factors to better motivate employees.  相似文献

This study applies the theory of self-concordance and adopts the multi-level analysis approach to examine the mediating effect of employee self-concordance, a core component of intrinsic motivation, on the relationship between social-contextual factors and creativity using hotel industry data obtained from Mainland China. The hierarchical linear modeling (HLM) results from a multisource sample reveal that the three social-contextual variables (i.e., organizational modernity, empowering leadership, and coworkers support and helping) were associated with employee self-concordance, which in turn was associated with employee creativity. Moreover, employee self-concordance fully mediated the three social-contextual variables and creativity. This study shows that organization environment plays a significant role in predicting employee creativity. The implications of the findings for future research and their practical applications in the hotel industry are discussed.  相似文献

This study examined the relationship among tourism involvement, work engagement and job satisfaction in the hotel industry. Data was gathered from 336 frontline employees of 20 international hotels in Taiwan and was analyzed via structural equation modeling. Findings show that tourism involvement is positively related to work engagement, while both tourism involvement and work engagement are positively related to job satisfaction. Work engagement was found to partially mediate the relationship between tourism involvement and job satisfaction. Implications for hotel managers, limitations and future research directions are discussed.  相似文献

This paper builds on recent corporate social responsibility (CSR) literature and on stakeholder theory. Our aim is to analyze the direct and indirect effects of employee-oriented CSR on hotel workers' quality of life (QoL). Based on survey collected from a sample of hotel employees in the Canary Islands (Spain), relationships were empirically examined through partial least square structural equation modeling (PLS-SEM). This study confirms that workers' perceptions of employee-oriented CSR positively and directly enhance their QoL. We found indirect positive effects through several mediators. Our results highlight the key role of working conditions, task significance, turnover intentions, and intrinsic quality on the relationship between employee-oriented CSR and QoL. Moreover, hotel service quality level is an antecedent of employee-oriented CSR. These findings advance the literature on CSR and reveal important managerial implications, especially in a post-pandemic scenario in which workers’ overall QoL is essential to ensure no one is left behind.  相似文献

近年来,过度劳动问题已严重影响到人们的工作生活和健康。文章以山东省饭店业为例,对员工的过度劳动状况进行调查。基于因子分析结果,从员工的生理表现、工作状态、行为反应3个维度14项指标进行过度劳动的方差分析。结果表明,饭店员工的过劳程度总体呈现中等偏上的水平,其中,性别、年龄、职位层级不同,过度劳动的生理表现差异性显著;受教育程度、工作年限、职位层级、饭店星级的不同,过度劳动的工作状态差异性显著;性别和受教育程度的不同,过度劳动的行为反应差异性显著。在分析结论的基础上,提出过度劳动两大系统6个层面的有效管理系统。  相似文献

This study examined the effects of hotel management leadership on employee innovative behavior in Chinese hotel organizations. Using a dyadic sample of 164 hotel supervisors and 603 service employees at 23 four-star and five-star hotels in 11 Chinese cities, we investigated whether organizational commitment mediated the effects of leadership on employee innovative behavior. We also examined how organizational tenure moderated leadership and innovative behavior through organizational commitment. Findings from our moderated-mediation model revealed that organizational commitment mediated the relationship between leadership and innovative behavior. Similarly, organizational tenure moderated the relationship between leadership and organizational commitment: there was a stronger relationship for long-tenured employees and a weaker relationship for short-tenured employees. However, the effect of higher leadership on organizational commitment was stronger for short-tenured employees than long-tenured employees. Our results spotlight the importance of fostering organizational commitment, which directly affects innovative behavior and through which supervisors can influence individual innovative behavior.  相似文献

How would perceiving oneself as a victim of abusive supervisor behavior affect one’s work attitudes? This study examines the mediating role of emotional change on the detrimental work outcomes caused by hotel employees’ perceived victim identity. It further investigates how emotional exhaustion moderates the relationship between perceived victim identity and two outcome variables, daily job satisfaction and work engagement. The research hypotheses were tested by a multi-level analysis (cf., hierarchical linear modeling) using a sample of 128 hotel employees in China who took surveys twice per day over 14 consecutive days. The findings show that emotional change significantly mediates the negative effect of hotel employees’ perceived victim identity on their work attitudes, and emotional exhaustion moderates this effect such that higher exhaustion exacerbates the negative relationship. Theoretical and practical implications of the findings for hospitality researchers and practitioners are discussed.  相似文献
