Organizational memory research has developed from the 'storage bin' model of memory towards emphasizing collective remembering. We advance this view by proposing organizational remembering not just as the process of evoking past events to reproduce traditions but also as a projection into the future using imagination. Empirically this is illustrated through the qualitative analysis of 27 episodic interviews with employees of a global financial institution, documents and the media coverage of the organization’s involvement in two well-publicized financial scandals. We explore the impact of the episodic memories of those events on employees' readiness for the cultural change programme launched by management after the scandals. The analysis shows how the negative media coverage of the organization generated a powerful dis-confirmation of its working practices among employees and how this was amplified by the strong emotional reactions remembering those events provoked. Management used both to re-frame the past in a narrative used to increase receptiveness to change. Yet the past was brought differently into the present by different organizational groups depending on the future each group imagined, counteracting the impact of the generic management narrative. The findings illustrate the collective, emotional and imaginative qualities of organizational remembering and provide new insights into the process of cultural change through the lens of memory showing how while memories may be shaped by management to respond to crisis, they can also become part of prospective and transformative change processes.  相似文献

This paper examines how national culture relates to the ways that individuals define career success. Data are drawn from interviews with 269 professional services employees in 15 countries. Interviews are content coded and linked with country‐level Global Leadership and Organizational Behavior Effectiveness measures of cultural values. We test our hypotheses using a multilevel multinomial logit model. The results demonstrate that the ways in which employees define career success vary across countries, due in part to differences in cultural values after controlling for gender, occupation, job level, and national economic development. We find that employees from countries high in future orientation, uncertainty avoidance, and performance orientation are more likely to define career success in terms of interpersonal outcomes, and those from countries high in collectivism (institutional and in‐group), humane orientation, and gender egalitarianism are more likely to prefer intrapersonal outcomes. We find that employees from countries that are high in assertiveness, uncertainty avoidance, and performance orientation are more likely to define career success in terms of achievement‐oriented outcomes. Finally, we find that employees from countries high in power distance report career success definitions in terms of safety and security outcomes. We discuss the implications of these findings for theories of cultural differences in careers across countries.  相似文献

Recent economic and organisational changes have fostered an increasing diversification of the workforce, among whom freelancers are an under‐represented population in the literature. This study aimed at examining the role of protean and boundaryless career, professional commitment, and employability activities in fostering freelancers' subjective career success. Data were collected via an online survey among a sample of 425 Italian freelancers and analysed through structural equation modelling. Results partially confirmed several hypotheses: higher self‐directed career management and boundaryless mindset predicted higher employability activities and professional commitment; moreover, employability and professional commitment acted as mediators between career attitudes and subjective career success. The study provides support for the importance of such variables to freelancers' career success, as well as for the significance of protean and boundaryless careers among nontraditional occupational groups. Interventions aimed at fostering such attitudes could support freelancers in improving their attainment of professional progress and perception of career success.  相似文献

Promotion stress is the experienced feelings of anxiety, concern, or tension with one's career reality in terms of the level one has reached in the organization. This study considers how promotion stress may differ depending on an individual's internal career orientation (balance, high, free, ahead, secure) as well as an individual's external, professional career stage (apprentice, colleague, mentor, sponsor). The results suggest no clear pattern of differences based on internal career orientation; however, there is a clear pattern with regard to external career stage such that as an individual progresses in his/her professional career, promotion stress decreases. Although mentoring has been identified as an important career resource for protégés in the Anglo-Saxon cultural cluster, pertinent research in other cultures is still scarce. The relationship of mentoring and expressive network resources with protégés' career success and emotional exhaustion was investigated in a sample of 104 Hellenes (Greek) bank employees performing frontline service jobs. The number of mentors that respondents reported they have had was related to their extrinsic career success. However, currently having a mentor was not related to intrinsic career success and was marginally related to emotional exhaustion. In contrast, the amount of expressive network resources was strongly related to both intrinsic career success and emotional exhaustion. The results are discussed with respect to extant research, the national cultural context of the study and the cross-cultural transferability of human resource systems. The general tentative conclusion is that relationships with mentors and expressive network resources appear to be important resources for employees across cultures, but the relative potency of their benefits is influenced by the national cultural characteristics.  相似文献

In spite of the recognition that career politics, and therefore ingratiation, is widely used to manage careers, there is a dearth of empirical studies on ingratiation as a career management strategy. Consistent with Ferris and Kacmar's (1988) suggestion, the study reported here investigated the conditions (defined by situational variables, career concerns and personality variables) under which ingratiation is used as a career management strategy. Data were obtained through a structured questionnaire from professional employees (N = 214) in public and private sector organizations in Singapore.

Factor analysis of the 21-item career concerns scale revealed four solutions representing internal and external career concerns. The results of the hierarchical regression revealed that situational variables explained most of the variance in ingratiation, followed by career concerns and personality variables. Among the individual variables, task ambiguity, supervisor reward power, managerial responsibility and need for achievement were significant while personal success approached significance. Internal career concern of autonomy development was unrelated to ingratiation. Of the interaction terms, only supervisor reward power and Machiavellianism approached significance. Directions for future studies are suggested.  相似文献

Until a few years ago, when compared to employees in countries of the Western World, Japanese employees entering an organization tended to have similar values and to stay in that organization rather than switching from one organization to another. That fact, however, has been changing. This article discusses the effects of this diversification of career orientations in young Japanese people. To support globalization, managers increasingly are sent to live and work in other countries. An unsuccessful expatriate assignment is costly for the organization and damaging to the individual's career, yet few companies have adequate processes for selecting and training expatriate managers. The concept of “learning orientation” is proposed as a valuable dimension for assessment and training. Employees with weaker learning orientation tend to withdraw from situations that could result in low judgment of performance; those with stronger learning orientation adapt and continue. The work goals of 374 male and female business students in Canada and China were compared along six dimensions: simplicity/routine, extrinsic rewards, organizational influence, intrinsic rewards, balanced life and moral congruence. Compared with Canadians, the Chinese exhibited a weaker concern for balanced life, an equal attention to extrinsic rewards and organizational influence, and a stronger interest in intrinsic rewards, simplicity/routine and moral congruence. The young educated women in the two countries appear to face similar challenges of balancing their career and family interests. Canadian and Chinese women, while giving higher priority to the goals of balanced life and simplicity/routine than their male counterparts, were as concerned about their career success as the latter, in terms of both materialistic and intrinsic rewards. The pattern of sex differences in work goals was, however, not entirely identical between the two countries. While no sex difference existed with respect to organizational influence in Canada and moral congruence in China, Chinese women assigned less importance to organizational influence than their male counterparts and Canadian women focused more on moral congruence than their male counterparts. For Western multinational firms in China, the results of this study suggest that, even though the Chinese male and female professionals give very high priority to career success, the special needs of the Chinese women should not be overlooked. To compete effectively for the talents of professional women in China, these firms need to consider providing their Chinese employees some of the 'family-friendly' organizational initiatives, such as flextime and part-time work, which are already made available for many of their North American employees.  相似文献

Changes in patterns of long-term employment make understanding the determinants of different career forms increasingly important to careers research. At the same time, the rise of dual-earner families demands greater attention to the ways in which gender and family characteristics shape careers than has been paid by traditional research. This paper addresses these issues, examining the determinants and consequences of intra-organizational and inter-organizational mobility, using a sample of employees from dual-earner couples. We find significant gender differences in these different types of career mobility, and in the effect of family relations on different forms of mobility. Women experience more inter-organizational mobility, while men experience more intraorganizational mobility. Having more children positively influences men's intra-organizational mobility, but increases inter-organizational mobility for women. Marital instability increases intra-organizational mobility among women, but has no effect among men. Each form of mobility has distinctive effects on objective and subjective indicators of career success for both men and women. Moving between organizations tends to depress earnings, but has no effect on how successful people feel in their careers. Job changes within an organization increase earnings, but have a negative effect on perceived success.  相似文献

While many studies have shown how assessment centers affect employees’ career success or job performance, these studies do not demonstrate how employees’ attitudes are affected by their perception of assessment centers. This study aims to investigate the influence of employees’ perception of assessment centers on their job satisfaction and organizational commitment, which are the key elements in predicting working behaviors, such as job performance, job involvement, and turnover intentions. To analyze the nature of the influence, 306 employees who had been evaluated by an assessment center in the Korean Rural Development Administration (KRDA) were surveyed. Regression analysis revealed that although there is no influence on their organizational commitment, employees with a positive perception of assessment centers experience higher levels of job satisfaction (p < .01). These results suggest that the positive perception of assessment centers affects the general feeling of organizational members about their work even though it does not affect their emotional attachment to the organization or dedication to organizational values. Thus, assessment centers can be used as a tool not only to select capable candidates but also to yield positive effects on organizational members’ job attitudes.  相似文献

Underpinned by the growing recognition of influence processes or a careerist orientation in the determination of career success, this study examined the effect of career-oriented mentoring, ingratiation and their interaction term on the career success measures of salary, number of promotions received and career satisfaction. Data were obtained through structured questionnaires from graduate employees (N= 432) working full-time in Hong Kong. Results of the ordinary least-squares regression analyses revealed a non-significant effect of career-oriented mentoring, ingratiation and their interaction term on salary. Career-oriented mentoring was, however, significantly positively related to number of promotions received and career satisfaction. Although the results reinforced the dominance of the traditional determinants of career success, the significant effect of career-oriented mentoring on two of the career success measures may help to paint a more realistic picture of the process of career success in organizations. Limitations of the study, directions for future research and implications of the findings are discussed.  相似文献

The institutionalization of management development and the money spent on it is in sharp contrast to the importance attached to what we know about how managers learn and whether it helps them to get promotion, given the specific organizational context in which they work. We therefore examined career success as a complex positive or negative function of the individual's learning strategy and the organization's structure. One hundred and twenty-seven managers from three government-related organizations completed a questionnaire. A deep learning strategy, characterized by a focus on meaning and relations, fosters career success, especially in a lowly specialized context. In contrast, a surface learning strategy, characterized by a focus on instructions and facts, hampers career success, especially in a highly integrated context. The findings strongly suggest that management development programmes need to be made to measure, taking into account both how the manager learns and how the organization is structured.  相似文献

This article is one of the first to examine the long‐term effect of expatriation on careers, comparing the impact of international work experience on the career success of assigned and self‐initiated expatriates. Our sample consists of employees who were working abroad in 2004, and we examine their subjective and objective career success eight years later. Despite the “dark side of international careers” arguments associated with the repatriation literature, we find that the long‐term impacts of international work experience on career success are generally positive and mainly unrelated to whether the work experience was acquired as an assigned or self‐initiated expatriate. Companies recruit employees with international experience externally but are much more likely to offer further internal jobs to assigned expatriates. This reinforces the need for further research and for companies to see all those with international experience as important elements of the workforce. © 2017 Wiley Periodicals, Inc.  相似文献

Increasingly often, executives are being called upon to manage organizations through downturns. Of critical importance to the long-term health of a firm is how its employees are treated during these stressful periods. Human resource strategies must minimize the loss of key personnel needed for organizational survival and turnaround. The purpose of this article is to discuss why key employees leave organizations following a downturn. We propose two reasons: Either employees abandon a sinking ship or upon considering a lack of career opportunities, they take well-timed exits. Then, by considering individual career issues that arise from an organization downturn, ways to counteract ill-timed employee exit are identified. These human resource strategies either reduce organizational uncertainty or increase career opportunity.  相似文献

We test a job ladders theory of career progression within internal labor markets as developed by Lazear and Rosen (1990). The theory argues that gender promotion gaps are due to sorting of men and women into career tracks with different promotion opportunities based on ex ante quit probabilities. Analyzing US federal government employees using a dynamic unobserved panel data model, we find that job assignment is one of the strongest predictors of gender differences in promotion. We also find that women have to jump higher performance hurdles to promote across grades, but, within grades, their promotion probabilities are comparable to those of men. In this organization, women can be found in both fast- and slow-track jobs, based on their promotion history, suggesting that unobserved heterogeneity is revealed to the firm over the worker's career.  相似文献

The relationship of mentoring and network resources, the two components of social capital, with career success was investigated in a sample of 113 Chinese white-collar workers. The findings suggested that the prevalence of mentoring in the Chinese workplace is substantially higher than in the Anglo-Saxon workplace, and that Chinese employees do not distinguish their network ties or Guanxi into expressive and instrumental. These results were in line with the presumption that mentoring is an integral part of the Chinese culture and with the view that network ties or Guanxi in the Chinese society cannot exist in a purely instrumental form. In contrast to hypotheses, however, the findings suggest a limited relationship between social capital and career success. In particular, the amount of mentoring, participants reported they had received, was related to their intrinsic career success but not to their extrinsic career success; and the amount of network resources or Guanxi was related neither to extrinsic nor to intrinsic career success. These results were largely at odds with the accumulated knowledge on the benefits of social capital for career success. The findings are discussed with respect to the changing nature of the Chinese business and organizational environment, and their implications for human resource practices.  相似文献

Key personnel's long-term commitment to an organization will soon become a fiction unless companies really begin to pay attention to improving it. To a great extent the cause of this development is the increasing uncertainty in the permanence of one's job, which leads those interested in career advancement to unexpected career changes. This paper studies the retraining and mobility motivations of 726 key personnel in Finnish companies, by endeavouring to discover possible correlations, on one hand, with the key person's background and set of values and, on the other, with various company-related factors. Most of those with both retraining and mobility motivations turned out to be dynamic young people either at the early or mid-stages of their career, although mobility motivation at least appeared to last throughout. Strong career commitment was linked with mobility motivation, whereas a commitment to personal and professional development was linked with retraining motivation. Thus, objective career development is promoted primarily by mobility, and subjective career development by retraining. Both motivations were linked with the company's poorly implemented career management programme. Consequently, companies should look upon this as an important covert personnel risk and endeavour to turn this into a personnel development opportunity through internal mobility or training, in order not to lose its key personnel with highest competence and development potential.  相似文献

This study examined dimensions and levels of career orientations and their correlation with work-related outcome criteria among industrial R&D professionals. Questionnaire data were obtained in 11 West German, 4 British, and 2 US R&D units of large industrial companies. Respondents were 729 West German, 217 British, and 124 US scientists and engineers. Managerial career orientation and professional/scientific career orientation emerged from factor and scale analyses as two independent orientation dimensions with similar meaning across the three countries and the 17 R&D organizations. Results indicated significant cross-country differences in levels of professional/scientific career orientation, but not in levels of managerial career orientation. Significant differences in levels of both orientation dimensions were detected between R&D units within countries. Distinctive characteristics of West German firms employing R&D staff with particularly strong professional/scientific or managerial career orientations are suggested. Managerial and professional/scientific career orientations were found to be differentially related to objective indicators and self-ratings of research performance. Directions for future research and managerial implications for selecting and rewarding R&D employees with different patterns of career orientations are discussed.  相似文献

Previous research has generally focused on employees’ willingness to accept international assignments and the rewards that are often associated with them. Little is known, however, about the potential career consequences of declining an international assignment. In this conceptual paper, psychological contract (PC) theory is used to develop propositions outlining factors that are likely to determine whether employees who turn down an international assignment will be viewed as having failed to live up to their obligations, by both the organization and themselves. Our theoretical model suggests that when the PC is breached due to the refusal of an international assignment, it may lead to reduced investments in the employee and, in turn, lower levels of objective and subjective career success for those who have spurned the offer to work abroad. We also address how the consequences of declining international assignments will affect perceptions of choice and international assignment refusal rates within organizations. We close by discussing directions for future research that can further examine the ideas and propositions developed in this paper.  相似文献
