Contrary to the popular conception in the corporate environmental management literature that corporations must learn new ecocentric paradigms before they can be expected to produce environmentally sound performance, the present results suggest that cognitive–level environmental learning in organizations does not inevitably precede behaviour change. Rather, at least partially, such learning is likely to occur in the course of action. The article also proposes that external pressure can set motion, but it alone does not lead to an environmental paradigm shift. In order to undergo such a shift, organizations will have to learn a meaning of their own to support new, more environmentally sound forms of activity.
The present study examines empirically how two companies have learnt to incorporate environmental considerations into their managerial paradigms. It adopts a perspective according to which learning is portrayed as a process in which changes are brought about in the collective beliefs that the organization members hold about the relationship of their business to the natural environment (i.e. environmental management paradigm). Applying the grounded theory approach, the article identifies phases of environmental learning starting from the recognition or rejection of weak signals in 'pockets' of the organization, continuing through the gaining of new knowledge and experience towards 'competition' between old and new assumptions about the business–environment relationship, and finally proceeding to potential frame–break.  相似文献

Contemporary work environments are growing increasingly competitive. However, some employees may “fit” with such environments better than others. This study examined how the relationship between employees’ goal orientations (learning, proving, and avoidance) and engagement is influenced by the competitive environment of their workplace. By investigating the interactive effect of goal orientation and competitive work environment, this research expands our understanding of factors leading to engagement. We tested our model using a sample of 345 working adults from a variety of organizations across several different industries. Results indicate that learning goal orientation was positively related to engagement while avoidance goal orientation was negatively related to engagement. Competitive work environment (CWE) interacted with learning orientation and proving orientation to predict engagement. ABSTRACT Although mistakes may have considerable potential for learning, previous research has emphasized that organizational members are often defensive when their mistakes are pointed out and will even continue with their present course of action despite growing costs. Recent research has shown that team‐level variables, such as psychological safety and shared mental model, can help overcome barriers to learning from mistakes. Structural equation analyses on teams working in a sample of organizations in Shanghai, China, suggested that teams were able to learn from their mistakes to the extent that they took a problem solving orientation. This orientation in turn was based on developing cooperative but not competitive goals within the team. Although competitive and independent goals induce blaming, blaming itself was not significantly related to learning. Blaming, especially when conducted openly, may hold individual team members accountable as well as provoke defensiveness. Findings empirically link the theory of cooperation and competition with the organizational learning literature. Results suggest that cooperative goals and problem solving promote learning from mistakes.  相似文献

An appropriate human resource policy infrastructure to support workplace learning has been advocated both within the literature on workplace learning and in official British Government guidance for healthcare organizations. Yet minimal empirical evidence exists to support the view that HR policies are able to promote greater use of workplace learning methods within organizations. This proposition was tested through collecting both quantitative and qualitative data from staff in British hospices. The findings demonstrated the limited effects of HR policies in this respect and five key factors were identified that appeared to influence HR policy implementation in this instance. These findings have wider significance for our understanding of the complex interrelationships that potentially exist between HR policies, their outcomes and the mediating factors associated with policy implementation.  相似文献

  • The purpose of this paper is to assess the interrelations between learning orientation, innovation strategy, relationship orientation and economic and social performance in the management of cultural organizations such as museums. We first provide a review of the literature addressing the main constructs involved in the research: learning orientation, innovation, relationship orientation and performance, and we detail the model's hypotheses reflecting the interrelations amongst the proposed variables. Building on extensive literature, a model is developed and empirically tested using survey data collected from 491 European museums in Spain, France, Italy and the UK. Data are analysed through structural equation modelling. In the present study, evidence is found to support the positive and significant link between learning orientation and internal (organizational innovation) as well as external (relationship orientation) changes in museums. Further, we find that organizational innovation and relationship orientation aid the introduction of greater technological developments in these organizations. We also find evidence to support the idea that learning orientation, innovation strategy and relationship orientation impact the economic and social performance of museums. Findings clearly show that achieving organizational objectives through learning processes necessarily entails the introduction of internal changes—innovation—and external relationships—relationship orientation.

Workers engaging in voluntary and unrewarded environmental actions that go above and beyond their job requirements in an organizational setting can crucially contribute to a reduced environmental impact of organizations. This research investigates some of the factors that may contribute to the emergence of such organizational citizenship behaviour directed towards the environment (OCBE). The hypotheses predicted employees' concern for the environment, employees' perceived organizational support for environmental efforts and organizational commitment as antecedents of OCBE. Employees from two organizations (n = 547) completed an online survey. Controlling for organizational tenure, a significant relationship between (a) employees' concern for their environment and OCBE, (b) perceived organizational support for environment efforts and OCBE and (c) organizational commitment and OCBE were found. Furthermore, organizational commitment mediated the relationship between perceived organizational support for environmental efforts and OCBE, but not environmental concern. This study's insights into the factors that can drive employees' engagement in small, voluntary environmental actions at work can guide organizations wishing to encourage such behaviours. While Collaborative Planning, Forecasting, and Replenishment (CPFR) information systems have been increasingly deployed to improve supply chain operations in a cross section of industries, the extant literature has largely overlooked the learning effects within organizations, thereby resulting in incomplete assessment of their business value. Using an operational-level panel data for nine product lines over 2.5 years, we empirically examine the learning curves in CPFR between Motorola, a mobile phone manufacturer, and one of its U.S.-based national retail partners. We found that the two key components of CPFR, collaborative forecasting (CF) and collaborative replenishment (CR), exhibit distinct learning curves. Forecast accuracy improves immediately following CPFR implementation but the rate of improvement slows over time, whereas inventory levels increase at first and begin decreasing after a period. Further, we found different learning effects in terms of inventory levels when products are later replaced with new form factors. Product replacements have lower inventory levels than their antecedents, at least for low-end products. We discuss important implications for theory and practice at the interface of information systems and operations management.  相似文献

In this paper it is argued that organizational learning is facilitated by a free and open form of politics in the workplace based on a system of political, social and civil rights and obligations within a framework of legitimate authority, parallel to the system that exists in the wider society. The argument is developed by examining issues at three related levels: why 'psychic' space is needed to nurture selfidentity and learning; the institutional pressures in the wider social environment that bring about learning within a whole business sector through open political activity; and how existing organizational learning theory and practice reveal numerous ways in which space for learning and innovation can be made available within work organizations through political processes. Finally, suggestions are made for ways of creating a framework within organizations that will enable such processes to develop.  相似文献

This study investigates empirically the psychological contract of a sample of 205 Hong Kong junior and senior managers. It determines the perceptions of factors that employers and employees see as relevant to the employment relationship, and then analyses perceptions of and attitudes towards recent changes in the Hong Kong business environment. In addition to exploring the nature and content of manager's psychological contracts in Hong Kong, the study explores how contracts are related to and affected by both the external environment and internal management practices. A survey questionnaire is used to measure the promises and commitments perceived to have been made by organizations, and the obligations that employees perceive they owe to their employer. In addition, the actual policies and practices of the employing organizations are determined. The impact of the HRM climate of the employing organizations (actual policies and practices) and the attitudes, expectations and feelings of organizational members about ongoing changes in the business and management environment on this exchange relationship are isolated. The study makes two contributions to the psychological contract literature: it examines the relevance of a psychological contract approach in a nonWestern geographical region; and it moves the concept of HRM preferences more centrally into the psychological contracting literature. This enables a better understanding of the construct in relation to the comparative management literature. The content of the psychological contract is shown to be multi-dimensional. Perceptions of organizational commitments and promises focus around four judgements: an intrinsically satisfying and challenging environment; a secure and rewarding job; equity; and supportive leadership. By Western standards the employee side of the employment relationship 'deal' is more one-sided. The proportion of managers who believe employees are strongly obligated to do certain things for their employers is very high. The study examines the factors that predict employees' psychological contracts. Actual HRM practices are shown to predict perceived commitments and obligations, and the strength of obligation is related to perceived promises and commitments. In contrast to the emphasis on the internal cognitive and individualized conception of the psychological contract in much of the literature, this study indicates that this decontextualizes psychological contracts. The true nature of a psychological contract is shown to be an exchange relationship firmly linked to a culture's reciprocity norms.  相似文献

It has been widely studied how organizational performance changes after the replacement of managers. However, there is little evidence whether environmental changes moderate the efficiency of management replacements. In this paper, I explicitly consider the effect of a change in the environment of organizations on post‐replacement effects. Analyzing the performance effect of coach replacements in the German Soccer League before and after the introduction of the 3‐points‐rule theoretically and empirically I find that the magnitude of the performance effect of coach replacements differs under alternative regimes. It has been recognized that learning outcomes can be divided into three general categories: Cognitive, skill-based, and affective learning. Moreover, public organizations offer mentoring-inspired support programs to novice entrepreneurs starting a business. This study explores entrepreneurial learning through mentoring. We have coded 53 learning outcomes acquired by novice entrepreneurs through their mentoring relationship. These learning outcomes were analysed using the three general categories and linked with the mentor’s way of promoting learning. Cognitive learning accounts for 62% of total learning outcomes and affective learning makes up 35.9%, which leaves skill-based learning in a marginal position. In addition, methods used by the mentor to ensure mentee learning affect learning content. Mentees were also asked to describe the benefits of their mentoring relationship through discussion groups. From a cognitive learning standpoint, benefits reported by entrepreneurs include an increase in management knowledge and skills, improved vision for their business venture and identifying new opportunities. Benefits resulting from affective learning include a greater sense of self-efficacy, validation of one’s entrepreneurial self-image and a lowered sense of solitude, all factors that could ultimately influence entrepreneur resilience. These results reveal the scope and limitations of mentoring as means to support learning.  相似文献

Although researchers have over the years highlighted the importance of managing and supporting learning in project‐based settings, it still seems to be problematic. New project management capabilities are needed, such as systems thinking, which will allow project‐based organizations to better cope with learning in the organizations. This article explores how Swedish project‐based organizations within an engineering and construction context manage and support learning activities today and discusses, with the support of process management literature, how an “organizational‐wide project learning process” could improve the prerequisites for learning in project‐based organizations. Our findings from three project‐based organizations indicate a lack of a holistic perspective on project learning. A conceptual model is proposed, with the aim of validating and promoting process thinking by introducing, for example, new roles responsible for intra‐ and inter‐project learning, respectively.  相似文献

产业集聚和市场集中是影响区域创新能力的重要因素。本文考察了京津冀、长三角两大经济圈制造业产业集聚与市场集中对区域技术创新能力的作用。实证分析结果表明:两大经济圈制造业集聚与市场集中均在一定程度上促进了区域创新能力的提升,但由于两大区域体制机制条件、创新环境、产业组织形态等不同,制造业产业集聚影响区域技术创新的程度、特征与路径也存在一定差别。两大经济圈应采取差异化集群发展方式,加快推进制造业集群升级,特别是应抢抓第四次工业革命发展机遇,提升制造业智能化水平,提升区域创新能力水平。  相似文献

Abstract

Environmental sensitivity has gained much attention in business organizations; however, there is little empirical evidence on the business benefits from environment oriented measures. Some of the many promised benefits from environmental sensitivity are categorized and rated. The framework proposed by the Management Institute for Environment and Business (MEB) is used to assess company environment stewardship. A pretested questionnaire was used to collect data from 66 business organizations in the United States and from 31 organizations in Pacific Rim nations. These organizations were known to have undertaken at least some “green business” activities. The results suggest that companies showing higher degrees of environment stewardship will derive greater business benefits than organizations which aim at minimum compliance with government regulations in this area. While, compared with American organizations, on the average the Pacific Rim companies show significantly less environmental stewardship and derive significantly less benefits from it, “their efforts in the area have also been rewarded.”  相似文献
