We explore workers’ justice judgment patterns to understand how they use information to assess fair treatment at work. Justice judgment patterns are the unique set of information that individuals draw upon and use when evaluating the overall fairness of an entity. Data from four samples of workers from Malaysia, Cambodia, the Philippines, and China were analyzed using a multi-group latent class analysis. Results suggest four classes of justice judgment processes, three of which represent different patterns of heuristic processing. Comprehensive processors use a wide range of information when making justice judgments, while minimalist processors consider a limited range of information. Reward-focused processors focus on distributive justice cues and treatment-focused processors specifically attend to interpersonal justice cues while neglecting distributive justice cues. The latent class structure shared conceptual meaning across countries but the patterns had different rates of representation. Findings suggest that individuals do not always use complete information when assessing how fairly they are treated at work. Many appear to use heuristics that emphasize minimizing information processing, instrumental outcomes, or more relational outcomes. Results and implications are discussed.  相似文献

In the era of a graying workforce, individuals and their employers are concerned with the impact of the graying workforce on the level of engagement at work. Contrary to the myths about older workers being less engaged, statistics have shown that the level of engagement is higher as people age. Within the broad framework of conservation of resources theory in the area of work engagement, the current study aims to clarify how older workers are more engaged at work than younger workers. Building upon socioemotional selectivity theory and continuity theory from a life‐span perspective, we explain how individuals gain more resources as they age, including the abilities to regulate emotion and to maintain a career identity. We argue that this positive relationship between age and resources explains why older people have high levels of work engagement. We tested our predictions with a sample of 613 workers in the United States. The study demonstrates that well‐regulated emotion and strong commitment to career mediate the positive relationship between age and work engagement simultaneously. These findings contribute to the understanding of an aging workforce's engagement in the workplace. © 2016 Wiley Periodicals, Inc.  相似文献

Abstract

With the aging of the workforce, organizations need to maintain or improve the sustainable employability of their workforce throughout their working life. This raises the question which HR practices increase workers’ sustainable employability at work. The aim of this study is to investigate the extent to which organizations implement HR practices for enhancing sustainable employability in terms of workers’ health, motivation, and skills and knowledge from the employer’s perspective. In total, 312 owners/directors or HR managers (response rate 13%) filled out the questionnaire. The findings showed that most organizations implemented a range of HR practices to improve the health, motivation, and skills and knowledge of their employees. Perceived effectiveness of these practices were dependent on the number of HR practices that were implemented, employees’ use of and participation in designing these practices. Implementation of HR practices was also related to higher satisfaction with the current employability of employees, and to increased productivity of the organization. Implications for practice and examples of HR practices to enhance sustainable employability are given.  相似文献

In labor markets with worker and firm heterogeneity, the matching between firms and workers may be assortative, meaning that the most productive workers and firms team up. We investigate this with longitudinal population-wide matched employer–employee data from Portugal. Using panel data methods, we quantify a firm-specific productivity term for each firm, and we relate this to the skill distribution of workers in the firm. We find that there is positive assortative matching, in particular among long-lived firms. Using skill-specific estimates of an index of search frictions, we find that the results can only to a small extent be explained by heterogeneity of search frictions across worker skill groups.  相似文献

Organizational activity, information and communication technology work, and research and development (R&D) can be classified as work that creates intangible capital. We measure the returns to these three types of labor input by accounting for differences in their productivity compared with other labor inputs using Finnish firm-level data from 1998 to 2008. We apply a novel idea to use hiring as one proxy for productivity and demand shocks. We find that organizational workers increase total factor productivity and improve the profitability of high-productivity firms. R&D workers account for a large share of intangible capital; however, the returns to R&D are low. Investments in organizational competence are more likely to result in more rapid productivity growth. Firms with performance-related pay or domestically owned firms with extensive foreign activities have been among the highest performers with respect to the use of organizational work.  相似文献

Recent workforce reforms have led to the widespread expansion of non‐professionally affiliated (NPA) support and assistant roles within UK public services. Research into these roles has been confined to a limited range of settings, with a focus on the consequence of change for professional workers. This article explores the emergence of ‘co‐production’, whereby NPA workers contribute alongside the professional in a distinct, complementary way. Findings are drawn from semi‐structured interviews with frontline workers and managers within the context of mental health workforce reform. The results build a picture of NPA working life characterised in part by autonomy and responsibility. At the same time, NPA workers rely on colleagues for support and are subject to being used indirectly by professionals. Contextual influences are considered. The conceptual implications of the analysis are brought out, both for the NPA role itself and for the broader issues involved in front line service work.  相似文献

As organizations have expected more from their workforce and have provided little in return other than simply a job or employability, it is perhaps not surprising that employee cynicism and mistrust have increased. A significant number of Syrian refugees under temporary protection in Turkey work in agriculture seasonally in various rural areas during several months a year. These migrant farm workers and their families are deprived of access to the regular health care system and preventive services due to their remote locations. The government supports the delivery of different types of mobile health care services, such as vaccination for children, reproductive health and screening services. While planning the mobile health care service delivery, it is critical to know where the refugees will work during what time frame; hence the demand for the services. By analyzing the call record data of a major mobile network operator in Turkey, we quantify the increase in the volume of calls made by Syrian refugees in various agricultural areas during the harvesting season of local crops. This information helps us to forecast spatial and temporal distribution of demand for mobile health care services at a fine granularity. Taking demand over multiple periods as input into a mathematical programming model, we optimize the routing of mobile clinics that visit locations close to where refugees are concentrated over the given planning horizon. We consider three hierarchical objectives. Given the availability of a number of mobile clinics at community health centers in the districts, the first objective aims to maximize the percentage of refugees that can benefit from each service type within pre-defined close distances. The second objective minimizes the number of clinics needed while covering the maximum percentage of refugees. The third objective minimizes the total travel distance of the clinics, while keeping the maximum coverage level using a minimum number of clinics to achieve this level. We quantify the benefits of centralized planning (by the province directorate) over decentralized planning (by each district separately). We also show the trade-off between the required number of clinics and coverage of potential patients.  相似文献

Over the next decade, the number of working adults relegated to the role of caregiver for one or more elderly family members will rapidly surge. The emotional, physical, and financial stress of caregiving has already begun to impact the productivity of the employee elder caregiver in the workplace, with estimates placing the annual costs around $30 billion. We can expect costs to grow as workers and their elderly parents continue to age. This particular study addresses the fundamental research question of what affects the job performance of employee elder caregivers. The results support the conclusion that the relationship among caregiving, personal support, organizational accommodation, and job productivity is multidimensional. Organizations attuned to the demands of elder caregiving can work with affected employees to reduce or eliminate declines in job productivity. Future researchers and practitioners can reconsider their research protocols and interventions along a wide continuum of interactions in the employee's home and workplace environments.  相似文献

This study examines the impacts of shiftwork on shift workers with regard to their employment, health, family and social lives, and explores the moderating effects of demographic variables. It is argued that shiftwork attracts many people because shift workers receive competitive income, without requiring tertiary education, that can be increased by long shifts and weekend work. Generally, although shiftwork does not lead to increased employee turnover the retiring age of shift workers is relatively younger than in other sectors. Shiftwork contributes to increased absenteeism, especially among younger employees and those who have been doing shiftwork for only a short period. It is unlikely for shift workers to moonlight. Shiftwork affects employee health, family and social lives, personal and workplace relationships, and communication skills. While older workers become tired more easily and less motivated, younger workers tend to experience higher rates of absenteeism. Employees who have been in the workplace longer are likely to have higher turnover. Married employees with children are likely to be affected the most in terms of family life and marriage. Gender and type of job do seem to be moderating factors. The contributions to literature and practical implications are also discussed.  相似文献

Work intensification can be an organisational tool to increase the productivity of an existing workforce. We investigate employee reactions to three levels of sustained extensive work intensification (long work hours over two consecutive time periods) of the two most prevalent generational groups in the labour market: Generation X and Baby Boomers. Boomers have been characterised as ‘workaholics’ who ‘live to work’, while Gen Xers are ‘slackers’ who ‘work to live’. We investigate, using a nationally representative sample of employees, whether these generational differences in work attitudes impact employee reactions (measured by employee reports of job satisfaction and work–life balance) to sustained extensive work intensification. The results show that perceptions of job satisfaction and work–life balance are reduced by sustained extensive work intensification but the differences between the two generations are minimal, suggesting that organisations do not need to tailor their employment practices to fit the work values of different generations.  相似文献

In this paper we analyse an economy where firms use labour as the only production factor, with constant return to scale. We suppose that jobs differ in their non-wage characteristics so each firm has monopsonistic power. In particular, we suppose that workers are heterogeneous with respect to their productivity. Then, each firm has incentives to offer higher wages in order to recruit the most productive workers. Competition among firms leads to a symmetric equilibrium wage, which is higher than the reservation wage, and to involuntary unemployment for the less productive workers, who are willing to work at the current wage but are not hired because their productivity is lower than the wage level. If firms have no institutional constraint on paying lower wages for the same job, an endogenous labour market segmentation emerges.  相似文献

Flexible retirement – that is, the opportunity to choose one's own personal retirement age – is a hedge against pension risk and provides insurance to workers facing health or productivity shocks. Flexible retirement and flexible pension schemes are in practice closely linked because of imperfect capital markets and institutional restrictions. I discuss three necessary conditions to provide insurance through flexible retirement. First, it should be possible to adjust the pension starting date at limited cost. This condition is gradually being fulfilled, as many countries are moving toward more actuarially neutral pension schemes. Second, individuals should be willing to adjust their labor supply in case of a wealth shock. This condition seems largely fulfilled, although the available empirical evidence suggests that the ‘standard retirement age’ is at least as important as the income effect. Third, the labor market should be able to deal with flexible individual retirement decisions. This condition is gaining importance, but has not yet received much attention in the literature. Institutions often hamper employment past the ‘standard retirement age’. Moreover, the hiring rates of older workers are low and their unemployment duration is high. Institutional reforms facilitating flexible retirement opportunities are desirable from an insurance perspective.  相似文献

Much research on work teams has been focused at the team-level, considering such issues as effectiveness, productivity, and overall interaction. Using qualitative in-depth interviews, the author has asked the question: what is the experience of the individual working within a team? This paper discusses one theme to have emerged, that of perceptions of support being provided within the team. Respondents' accounts presented an expectation that support would be forthcoming from other team members. The discussion considers the experiences of respondents both when this support was received and when it was not, prompting a reconsideration of our understanding of work teams. Further discussion shows how the expectation and provision of this support has implications for how individuals view both teams and organizational work in general, and how consideration of this issue can assist managers in the renewal of employees' energy and well-being.  相似文献

There is a broad literature linking social support to health, which includes evidence that social support from supervisors is positively associated with worker health. In addition, once workers experience a health concern, supervisors may play a key role in supporting workers, keeping them on the job despite health issues. However, there are few studies that investigate the day-to-day strategies supervisors utilize to support their workers and help them stay on the job despite health concerns. The study presented in this paper addresses this gap. Thirty-two supervisors from three companies were interviewed about their experiences supporting and accommodating skilled workers during flare-ups of a health condition. A grounded theory approach was used to analyze the text data and identify themes. Three key themes emerged from the data: 1) workplace policies provide the structure for mutual problem solving; 2) communication skills and existing relationships increase supervisor effectiveness; and 3) strategies were aimed at individual, interpersonal, and institutional supports. Supervisors regularly interact with workers to support and accommodate episodes of illness or pain. While supervisors employ novel and effective strategies, there is an opportunity to improve the range of strategies, better understand and utilize company policies, and facilitate appropriate communication about worker health concerns.  相似文献

Turnover by both low and high productivity workers occurs in all jobs. However, the reasons for turnover by workers of different abilities differ. When the probability that better workers transmit accurate signals to the labour market increases, we show that incumbent employers are more likely to adopt a separating wage offer strategy. This reduces the likelihood of turnover by more productive workers. We also show that turnover depends on a firm's willingness to match outside wage offers. Hence, the personnel and wage policies adopted by employers are important for understanding the turnover of workers of all productivity types.  相似文献

ABSTRACT This article focuses on teamworking as a form of governmentality whereby management seeks to govern by distance. This involves mobilizing the support and commitment of employees to teamworking and organizational goals by appealing to their autonomy, unity, sociability and desire for a more enriched work experience. It is the struggle over subjectivity that is of concern here, for teamworking can be seen as a technology that aims to transform individuals into subjects that secure their sense of meaning and significance through working as a team. We will explore through a case study of a call centre in a large building society how a discourse of teamworking has begun to impinge upon individuals so as to shape not only how they behave but also how they think, derive meaning and understand the world. In turn, we consider some of the tensions and inconsistencies of teamworking in relation to the secrecy of pay differentials, and the return to productivity pressures after a period of relaxation and trust. Ultimately the article examines how individuals respond to, agonize over, resist and baulk against the imposition of ‘team lives’ when this rubs up against what they understand to be their ‘private lives’. This will involve considering gender tensions that have so far been largely neglected in relation to call centres and teamworking. Teamworking, we will argue, reflects a will to govern rather than a mechanism of government.  相似文献

Societal and political changes mean that individuals are working until later in life, leading to interest in whether older workers' effectiveness differs from that of younger workers. An important predictor of work effectiveness is ‘interpersonal emotion regulation’, that is, the management of others' feelings. However, little is known so far about whether there are age-related changes in interpersonal emotion regulation ability. In this article, I apply theoretical evidence about aging to a model of the composite tasks involved in interpersonal emotion regulation, in order to form predictions about age-related differences in the management of others' feelings. I further review the existing empirical evidence base, to highlight areas where predictions are supported and areas where further research is needed. It is hoped that this article will guide future empirical work in this important area, in order to broaden the evidence base on age and emotion regulation.  相似文献

Abstract

We extend the literature in relation to daily diary and managers’ wellbeing by unravelling how daily work and family factors influence managers’ wellbeing the following day. Four days’ diary data were collected from 131 managers. Family–work conflict from one day positively influenced job burnout in the following day, while autonomy satisfaction from one-day reduced burnout the following day. Family–work enrichment from one day positively influenced work engagement in the following day, as did needs satisfaction (autonomy, competence, and relatedness) and perceived autonomous support. Furthermore, daily burnout reduced work–life balance and this was fully mediated by daily work–family conflict. In addition, daily engagement increased work–life balance and this was partially mediated by daily work–family enrichment.  相似文献
