Drawing on social exchange theory (SET), the study examined the influence of customer-contact hotel employees' perceived compensation system on turnover intentions and job performance. Also, the study explored the potential moderating role of communication satisfaction in the aforementioned connections. Data obtained from 372 customer-contact employees in 5-star hotels in Nigeria was used to assess the hypothesized relationships. Using hierarchical multiple regression, the findings demonstrated that while customer-contact hotel employees' perceived compensation system reduces turnover intentions, it enhances job performance. More importantly, communication satisfaction moderates the relationships between customer-contact hotel employees' perceived compensation system, turnover intentions, and job performance. Theoretical contributions of the study, managerial implications, and suggestions for further studies are discussed.  相似文献

The current research examines the effects of employees' social evaluations of their coworkers and managers on job satisfaction, organizational commitment, and turnover intentions. This study enhances existing literature on the perceived work environment of restaurants, with the inclusion of two fundamental social dimensions that people often use in order to evaluate other individuals or groups, namely: their perceived warmth and competence. Hierarchical cluster analyses demonstrated that employees tend to perceive their coworkers and managers in two opposing ways, and independent-samples t-tests showed that employees' job satisfaction, organizational commitment, and turnover intentions differ significantly according to such divergent social perceptions. Managerial and academic implications are discussed in detail.  相似文献

Based on data obtained from frontline hotel employees in Turkey, the current study examined the effects of negative affectivity (NA) and positive affectivity (PA) on work–family conflict and family–work conflict and the effects of both directions of conflict on marital satisfaction and turnover intentions. This study also tested the relationship of marital satisfaction with frontline employees’ turnover intentions. The results demonstrated that PA ameliorates both work–family conflict and family–work conflict, while NA exacerbates only work–family conflict. The findings of the study indicated that family–work conflict has a detrimental impact on marital satisfaction. However, this study provided no empirical support for the relationship between work–family conflict and marital satisfaction. Consistent with the study predictions, frontline employees’ perceptions of work–family conflict and family–work conflict increased their turnover intentions. There was also empirical support for the hypothesis that marital satisfaction has a significant negative impact on frontline employees’ turnover intentions. Implications of the empirical results and limitations of the study are discussed.  相似文献

Abstract

High turnover among new hotel employees has become a major concern for Hong Kong hotel managers. Previous studies have shown that the demographic characteristics of employees are related to their subsequent behavior and attitude. However, there is little vigorous discussion on new employees in particular. This study examines the relationship between the demographic characteristics of new employees and their socialization outcomes in the Hong Kong hotel industry. Its findings show that there are significant differences between the effects of certain demographic characteristics on job satisfaction, organizational commitment and turnover intentions. Some recommendations for maintaining new employees' productivity and minimizing turnover intentions are made for hotel managers' consideration.  相似文献

ABSTRACT

This study develops and tests a model which investigates the simultaneous effects of job demands, job resources, and a personal resource (intrinsic motivation) on emotional exhaustion and turnover intentions. Frontline hotel employees in Ankara, Turkey serve as the study setting. Among others, results show that job demands (role conflict and role ambiguity) trigger frontline employees' emotional exhaustion and turnover intentions. Job resources (supervisory support, training, empowerment, and rewards) and intrinsic motivation reduce emotional exhaustion. Implications of the findings are discussed and directions for future research are offered.  相似文献

A crisis caused by COVID-19 pandemic affected the whole world leaving long-lasting effects on almost every aspect of human lives. The aim of this study was to test how different effects of COVID-19, expressed through job insecurity, employees' health complaints occurred during isolation, risk-taking behavior at workplace and changes in the organization, may impact work-related attitudes (job motivation and job satisfaction) and turnover intentions of the employees in hospitality industry. Based on the data collected from 624 hospitality workers from Serbia, the results indicated that job insecurity and changes in the organization were predictors of all outcomes, in a negative direction, while risk-taking behavior acted as a predictor of job satisfaction only, also in a negative direction. The significance of demographic characteristics, as control variables, showed that age and marital status had significant impact on job motivation and turnover intentions. The theoretical and practical implications were discussed.  相似文献

This study explores the mediating effect of work–family conflict in the relationship between job stress and intent to stay. The study revealed that once the intervention took place, employees' job stress has ceased to exert direct influence on their turnover intention. This signifies that work–family conflict is the underlying cause which discourages stressful employees to remain with their employer. The purpose of the study is to investigate how different styles of employee uniforms affect customers' perceptions of the hotel image and employees' self-perceptions. The results of the study indicated a significant relationship between uniforms and employees' job performance. Significance also existed between employees' job satisfaction and styles of uniform. The hospitality and tourism industry is suffering from a labor shortage, and migrant workers are supplying a large portion of labor in the contemporary economic market. This study extends the theory of person-organization fit in the context of hospitality migrant workers. This study also examines the effect of person-organization fit on migrant workers’ turnover intentions via job satisfaction and work adjustment. The results reveal that all three levels of fit, person-supervisor, person-group, and person-job, have a significant influence on work adjustment and job satisfaction, which in turn influence migrant employees’ turnover intentions. Among the three types of fit, person-group fit was the only one to have a direct effect on predicting turnover intentions. The findings imply that HR managers should make good hiring decisions for migrant employees based on the perceived three levels of fit between the applicant and the organization.  相似文献

The aim of this study is to assess the antecedents of employee’ intentions to resign from their jobs in luxury hotels in India. Two aspects are considered in this context: firstly, the employees’ enthusiasm for the profession and organisation, the nature of the work and its impact on social and family life. Secondly, their level of satisfaction with the job in terms of organisational loyalty, relationship with supervisors, job security, earnings and additional benefits. A theoretical model (see Fig. 1) and seven hypotheses are tested to indicate whether the employees’ level of agreement with statements about the job and their level of satisfaction with the job will impact their intentions to quit. The study further examines if any current employees intend to leave their job. The term luxury hotel is used to represent 5 star and 4 star hotels of India.Findings from the analyses of 884 responses suggest that, when considering intentions to resign from the job, a negative relationship is found between professional and organisational enthusiasm and perceptions about the work being stimulating. No support was found for a positive relationship between the extent work impacted social and family life and the intention to quit. However, results supported the notion that the employee's organisational loyalty has a negative effect on his/her intention to resign from the job. Our findings contradict several other studies in that they suggest the employee's intention to resign from the job increases as job security and earnings improve. The study is distinctive as it explores intentions luxury hotel employees in India to leave their jobs; three is little evidence in the wider literature of similar attempts in the context of the Indian hotel industry. The outcomes have implications for both theory and practice as this is the first such major study in the context of the hotel industry in India where there is a population of over a billion people and an expanding hotel industry.  相似文献

The study of attitudes at work seeks to enhance organizational knowledge and capabilities in developing an ‘ideal’ working environment that delivers exceptional customer service. The current study investigates the causal relationships of job involvement, organizational commitment (normative and affective), and job satisfaction (intrinsic and extrinsic), with the intention of hospitality employees in Cyprus to either remain at or leave their job. Utilizing structural equation modeling, positive associations were found between job involvement, affective and normative commitment, and intrinsic job satisfaction. Positive associations between affective and normative organizational commitment, and intrinsic and extrinsic job satisfaction were also found. In addition, negative associations between affective organizational commitment, extrinsic job satisfaction and turnover intention were revealed. However, a negative association between intrinsic job satisfaction and turnover intention was not supported. The implications of these results for future research are also discussed.  相似文献

In the hospitality industry, frontline employees' turnover poses a challenge because it involves immense human and financial costs. This study innovates by investigating the impact of consumer aggression on frontline employees' turnover intention using conservation of resources and social exchange theories. A survey conducted with 300 frontline employees working for 15 hotels confirms that (1) their job anxiety mediates the relationship between their perceived consumer aggression and their intent to quit; (2) their perceived organizational support reduces the positive relationship between their perceived consumer aggression and their job anxiety; and (3) their felt obligation reduces the positive relationship between their job anxiety and their intent to quit. We discuss managerial implications, limitations, and future research directions.  相似文献

This study proposed and tested a trickle-down model that manager support at the functional department level affect frontline employees' attitudes toward supervisor support at the operational level and subsequently influence leader-member exchange (LMX), organizational citizenship behavior (OCB), and turnover intentions. Three mediators were identified from the cross-level analysis, namely, supervisor support, group trust, and OCB. A survey collected valid responses from 336 line level casino employees who represent 112 work groups from 39 departments nested in 17 casinos. The hierarchical linear model (HLM) results indicate that (1) supervisor support mediates the relationship between departmental support and individual level LMX, (2) group trust mediates the relationship between supervisor support and hence employee turnover intention, and (3) OCB mediates the relationship between LMX and employee turnover. Our findings have important implications for casino management and operators by developing an efficient management support system to reduce the intention of frontline employees to quit.  相似文献

The purpose of this study is to investigate the antecedents (i.e., role ambiguity and conflict, burnout, socialization, and work autonomy) and consequences (i.e., affective and continuance commitment, absenteeism, and employee turnover intention) of employee job satisfaction. Data obtained from a sample of 671 respondents drawn from 11 international tourist hotels in Taiwan were analyzed with the LISREL program. According to the results, role conflict, burnout, socialization, and work autonomy, but not role ambiguity, significantly predicted job satisfaction. In addition, job satisfaction significantly contributed to psychological outcomes in terms of organizational effectiveness (i.e., greater affective and continuance commitment and lower employee turnover intentions).  相似文献

The purpose of this study is to examine whether the results of the previous studies on the relationship between wage justice and employees' attitude are also found within Korean hotels that have adopted a unique wage system. The data were collected through a survey done with employees of five Korean hotels. The results are similar to those of previous studies. However, the present study found that employees' satisfaction with the wage system is also important, and job insecurity partially affects the relationship between wage justice and employees' attitude as well as the relationship between employees' satisfaction with the wage system and their attitude. Managerial implication, limitations and directions for future studies are suggested.  相似文献

The current study examines a proposed turnover intention model on hourly employees in a large fast casual dining restaurant chain located in the United States. High levels of turnover have been a consistent and costly issue in the restaurant industry. The study was developed to help restaurant owners and managers determine how relationships between variables influence the turnover intentions of their employees, in order to overcome the economic hardship that organizations face when their turnover rates are high. Many factors were found to influence employee turnover intentions, including work status congruence, perceived management concern for employees, job satisfaction, and organizational commitment. Hence, it is important for fast casual restaurant operators in the United States to develop their managers' human resource skills, in order to have satisfied and committed hourly employees, who should as a result develop lower turnover intentions. The hotel industry faces continual ethical dilemmas that present important, interesting and complex challenges. This study had two objectives. The first was to investigate the relationship between ethical context and job satisfaction and to examine the moderating role of work values and the mediating role of perceived organizational support in the relationship between ethical context and job satisfaction. The second objective was to examine the influence of these same variables on turnover intention. A survey of Taiwanese hotel employees showed that ethical context was a significant predictor of job satisfaction and turnover intention and that work values and perceived organizational support moderate and mediate respectively the relationship between an ethical context and job responses. These data suggested ways by which hotels can deal with ethical context, perceived organizational support, and employee work values to increase job satisfaction and decrease the turnover intention of employees.  相似文献

Airline and hotel employees are experiencing multiple forms of precariousness amid the COVID-19 pandemic, which have increased workers' distrust of their respective airline/hotel businesses and affected job performance and retention. This research builds and tests two sturdy theoretical frameworks to explain airline and hotel employees' job performance and behavior during the COVID-19 pandemic. The frameworks, developed using a quantitative method, adequately account for employees' company attachment and job performance by using their perceived job insecurity, life satisfaction, and job satisfaction as the key antecedents; while employees' perceived job insecurity influences the formation of attachment to the company and job performance. The mediating nature of life and job satisfaction is also examined alongside the moderating role of two different industry types (airline versus hotel). The results show that the process of generating job performance differs between airline and hotel employee groups. The research implications and value are discussed.  相似文献

The study was designed to clarify the ambivalent relationships between work–family conflict (WFC) and measures of satisfaction. Both the direct and indirect effects of WFC on job and life satisfaction were investigated. Job satisfaction was also separated into two components: affective reaction and cognitive appraisal. Data were collected by a field survey of 121 sales managers from 26 hotels in China. Structural Equation Modeling (SEM) indicated a critical role of one's affective reaction to his/her job in the relationship between WFC and life satisfaction. Specifically, the present study found that both work interfering with family (WIF) and family interfering with work (FIW) have significant negative association with an individual's affective reaction to his/her job, while only FIW reduced the cognitive appraisal of a job. Further, affective reaction, rather than cognitive appraisal, had a significant positive correlation with life satisfaction. Finally, FIW was negatively associated with life satisfaction. The results suggest the strategic role of family friendly human resource polices in hotels.  相似文献
