Abstract

Building on a modern careers approach, we assess the effects of working abroad on individuals’ career capital. Given the dearth of longitudinal studies, we return to a sample of economics graduates in Finland eight years later. We measure changes in three dimensions of career capital; ‘knowing how’, ‘knowing whom’, ‘knowing why’ and find that company assigned expatriates learn more than self-initiated expatriates. All three career capital areas benefit from international experience and all are increasingly valued over time. Based on our findings, we conclude that a dynamic notion of career capital acquisition and use is needed. Managerial implications include the need for a wider view of talent management for international businesses.  相似文献

This paper explores career capital development of self-initiated expatriates (SIEs) in the Middle East, reporting on data gathered in Qatar from 20 in-depth semi-structured interviews. The findings challenge the notion that self-initiated expatriation always leads to career capital accumulation, arguing instead that contextual features impact individuals' agentic efforts towards career capital accumulation and lead them to experience ‘career capital stagnation’. Qatarisation is the overarching influence on the status of SIEs in the country and places structural constraints that translate into limited organisational opportunities and support for SIEs. Individually, SIEs reside rhetorically within complex dualities characterised by feelings of cosmopolitanism and isolation. Whilst individuals narrate the context in utilitarian terms as a means to a broader aim of global experience, everyday practicalities of their work and life are problematised. Narratives of career capital development are organised in three themes: SIEs as cosmopolitan globetrotters (micro-individual level), SIEs as experts (meso-organisational level) and SIEs as outsiders (macro-country level). The paper contributes to broadening the discussion on the relationship between self-initiated expatriation and context, and its implications on careers. Empirically, it adds to our understanding of SIEs, in particular their experiences of career capital development in the highly regulated context of the Middle East.  相似文献

This paper presents a diachronic account of the careers of two generations of Chinese in Hong Kong and two generations of Chinese in Britain. It focuses on both the intra-generational and inter-generational similarities and diversities in career development of these Chinese. Using Raider and Burt's (1996) distinction between voluntary and involuntary boundaryless careers as a framework, this study concludes that the ‘firstgeneration Chinese’ in both Hong Kong and Britain were initially involuntarily bounded in their careers, but, over time, the ‘first-generation Chinese’ in Britain later chose to be voluntarily bounded to their careers, while the ‘first-generation Chinese’ in Hong Kong were pushed by macro-economic factors to experience involuntary boundarylessness. In contrast, the ‘second-generation Chinese’ in Britain are rather ambiguously placed, in a position voluntarily to choose bounded or boundaryless careers, while the ‘secondgeneration Chinese’ in Hong Kong are more firmly ensconced in a situation of pursuing voluntary boundaryless careers.  相似文献

The results of this qualitative study of international talent show that although the acquisition of career capital through international assignments is perceived to be desirable both from an individual and organisational perspective, the global mobility needs and preferences of these two parties rarely coincide. This is due to the fact that individual mobility requirements come in cycles aligned to life cycle stages whereas organisational mobility needs ebb and flow like waves in response to perceived threats and opportunities. This presents opportunities and challenges for individuals in the acquisition and utilisation of career capital to balance work- and non-work-related demands in their global Kaleidoscope Careers. The role of human resource management (HRM) is to facilitate this process through mentoring, networking and other opportunities to engage in storying, enabling employees to accommodate their changing needs at different life cycle stages. Failure to offer such support can manifest itself in demotivation, business performance issues as well as difficulties in terms of diversity and inclusion. Thus this paper offers a contribution to academic literature in the field of career theory as well as international HRM professional practice.  相似文献

Little theory development has been done that accounts for the changes in the forms, actors and contexts of careers that we currently can see. Looking at careers from a ‘grand’ and unified theoretical perspective has a number of advantages. In particular, grand social theories allow the link between a well-elaborated and differentiated framework for social phenomena and for careers. Moreover, looking at careers from a unified perspective allows discussion of the great variety of aspects to careers in a single theoretical language. Based on the work of French sociologist Pierre Bourdieu, this paper focuses on social fields as one major element of an effort towards a more comprehensive theoretical framework for professional and managerial careers. In particular, it discusses the constituting characteristics of career fields as social fields and the application of this concept to work-related careers. Rather than adopting or adapting a specific theory in order to illuminate a specific national context, this paper, by using Bourdieu's concepts, proposes a framework to illuminate particular aspects sometimes not sufficiently stressed by recent – and more especially Anglo-Saxon – career research. Avoiding a choice between objective or subjective career and macro- or micro-perspective, it allows the strengthening or re-introduction of themes like multi-level analysis, simultaneous actionstructure view, combining ‘objective’ and ‘subjective’ perspectives, power distribution, social hierarchy and thus social inequalities into career research.  相似文献

This qualitative study examines perceived meanings of career success across 11 countries. The results show that people define career success in ways that enrich and illuminate the basic dichotomy of objective and subjective career success and establish their relative strengths across countries. Juxtaposing our data with human resource management (HRM) practices, we contribute to the universalist versus contextualist debate in HRM by adding the career management angle. We shed light on the relative importance of cultural and institutional factors for HRM in the area of careers and add a global perspective to the discussion about agentic careers. In our discussion we offer practical suggestions for multinational companies including how to individualize HRM to address diverse views of career success.  相似文献

Knowledge workers are widely considered to represent the vanguards of a new employment era, characterised by a greater degree of balance in the relationship between the employer and the knowledge worker. This fundamental shift in power relations is expected to lead to the emergence of a new group of so‐called ‘free’ or empowered portfolio workers, who share boundaryless career arrangements and internationally ‘universal’ forms of flexibility. However, such propositions have been made without extensive comparative research. This paper therefore examines the organisation of knowledge worker careers and the nature of the temporal flexibility available to knowledge workers through an Anglo‐Dutch case‐study of a multinational consultancy firm. The data collected by this study provides little evidence to support the notion of free/boundaryless career models and demonstrates that national context has a significant impact on the construction of consultancy careers and the availability, level and form of flexibility offered to consultants.  相似文献

Advocates of the boundaryless career perspective have relied to a great extent on the assumption that actors take responsibility for their own career development and that they consequently take charge of developing their career competencies. In this provocation piece, we debate the obstructions to and potential ways to promote boundaryless careers in the gig economy, which—despite appearing on the surface to offer suitable conditions for boundaryless careers—suffers from numerous conditions that hinder such careers. Thus, boundaryless careers in the gig economy could be an oxymoron. In particular, we conjecture that intraorganisational and interorganisational career boundaries restrict gig workers' development of relevant career competencies and thus limit their mobility. We then put forward the notion that we have to consider moving away from traditional, employer‐centric human resource management and introduce new forms of network‐based and self‐organised human resource management practices (in the form of collaborative communities of practice) in order to diminish these boundaries.  相似文献

Building on the insights from a growing number of studies on the HRM implications of inter-organisational relations, this article investigates the HR issues in two case studies of ‘best practice’, long-term collaborative working. It identifies three common challenges for HRM: (a) how to build employee commitment and identity to the partnership without putting at risk the employing organisation's goals; (b) how to establish attractive career pathways in a partnership context requiring some degree of sharing of skill standards and coordination of training provision; and (c) how to sustain partnerships in a changing policy and organisational context. The data point to inherent problems in managing employment when there is more than one employing organisation exercising influence. Differences in organisational goals and HRM approaches in hospital networks are an obstacle to long-term integration – especially in public–private arrangements where integration of goals and HRM is more difficult.  相似文献

Following the path metaphor of careers along with signalling and human capital theories, we examine important factors that predict individuals' advancement in a career. With a unique sample of American football players, we tested the influence of individuals' human capital on their performance, value and advancement along a career path. Our findings indicate that individuals' human capital assessed in the first stage of the career path is positively related to individuals' performance in the second stage of the career path and the value placed on individuals in the third stage of the career path. We also found that performance in the second stage mediated the relationship between human capital assessed in the first stage and the value placed on individuals in the third stage of the career path.  相似文献

Few studies have investigated contemporary professional migrant women from mainland China to developed economies like Australia to understand their motives of migration and the strategy they may adopt to advance their careers. This paper fills part of this important research gap by investigating the career rebuilding experience of Chinese professional immigrants in Australia. It examines the motives of their migration, their career aspirations, the strategies they adopt to rebuild their career and the types of career they are rebuilding. It explores how the compounded effect of gender, race, immigration and family commitment may be articulated in the family and social relations, and how these factors affect women's career aspirations and outcomes. This paper concludes that whilst social capital is important for Chinese migrant women professionals who already possess a high level of human capital, to restart their post-migration career, cultural capital is crucial for their managerial career advancement.  相似文献

Much has been written about the implications for employees in the post-corporate era of boundaryless careers. Much less has been written about the problems and challenges facing employers within a boundaryless career context. This paper contributes to both levels of analysis. At the level of the individual employee, focusing upon the middle of the organization, we suggest that there has been a differential impact upon individuals with some ‘losers’ and some ‘winners’. Skilled specialist employees and younger employees may welcome changing career boundaries, whereas those with more generic skills and older employees may be less enthusiastic. At the employer level, our research suggests that the rise of new career boundaries has left employers marginalized in unforeseen ways from the emerging new social structures that individuals are increasingly reliant upon to support the development of their skills and professional networks. We agree with Van Buren (2003 Van Buren, H.J. 2003. Boundaryless Careers and Employability Obligations. Business Ethics Quarterly, 13(2): 13149. [Crossref] [Google Scholar]) that the demise of the organization-career poses challenges at the organization and industry level in terms of developing and leveraging knowledge. However, the emergence of new boundaries has compounded the difficulties that organizations and industries now face. Thus it may be that even if employers were willing and eager to tackle the employability challenge, the shifting form of career boundaries make this a significant strategic human resource challenge.  相似文献

This paper analyses the uptake of distinctly Anglo-Saxon protean and boundaryless careers in the specific organizational context of foreign multinationals operating in a culturally and institutionally distant developing economy. A qualitative case study approach is applied to two American subsidiaries operating in Pakistan. Findings reveal that these ‘new’ career concepts often coexist with, rather than replace, features of traditional, organizational careers both reflecting, and responding to, changing and dualistic individual, organizational and institutional values. Therefore, this paper suggests that all these three levels of analysis need to be considered in conjunction when analysing managerial career development in developing host countries.  相似文献

The aim of this study is to investigate the elements of organizational career management (OCM) that can lead to strong organizational performance. The growing unpredictability of careers requires a different organizational approach of careers. Yet, new career models all focus on the individual as the central actor, leaving the role of the organization rather underdeveloped. Based on a combined perspective integrating insights from the literature on careers, high performance work systems, and idiosyncratic deals (I‐deals), we address four dimensions of OCM: supportive and developmental practices, development I‐deals, individual responsibility, and consensus. We study their relationships with company performance, thereby including the firm's human capital composition. Surveys were administered to the HR directors of 293 organizations. We apply a relatively new method, fsQCA (fuzzy‐set qualitative comparative analysis), and complement this with more conventional structural equation modeling (SEM). The SEM analyses suggest that only supportive and developmental practices are positively associated with high performance. However, based on the fsQCA, three configurations are identified in which OCM is associated with high performance. The most prevalent configuration combined supportive and developmental practices with I‐deals and individual responsibility for career management. We conclude with a discussion of the implications of our findings, and address the utility of adopting a configurational approach in career research. © 2016 Wiley Periodicals, Inc.  相似文献

This paper argues that the notion of adjustment to careers involving international assignments needs to be developed further than the current literature reflects. An expatriate assignment is an expatriate's opportunity to build career capital and a company's opportunity to generate social and intellectual capital. The extent of the capital gains will depend considerably on the expatriate's adjustment during and after the assignment, which is influenced by the psychological contract. We argue that our understanding of the career impact of expatriation will be enhanced by a more refined picture of the adjustment that expatriates experience during the assignment and during repatriation. In particular, we examine adjustment as process rather than as event. We propose a broad conception of expatriate adjustment and its link to careers. © 2009 Wiley Periodicals, Inc.  相似文献

A great deal of attention in the literature has focused upon employers' stereotypical perceptions of Central and Eastern European workers as ‘good workers’, and the impact such views have on hiring processes in low‐skilled employment. Drawing on multiple case studies, this paper examines the good worker rhetoric through the lens of the effort bargaining process and hard HRM strategies that target marginalised workers in the labour market. In particular, the extent to which migrant workers buy into the rhetoric is explored. It is argued that migrant workers do not fully buy in to the good worker rhetoric because of issues such as high levels of education and personal aspirations and importantly, issues related to employers' strategies, bullying, discrimination, and the segmentation of migrant workers in each organisation.  相似文献

What is the reality of contemporary careers? Have individuals become masters of their professional destiny? While the ‘new career literature’ puts forward the figure of an individual free to invent his/her career (the ‘free actor model’), this article shows that the changes purported to affect careers are less radical than they seem. Despite a weakening of environments, discriminating career mechanisms are still imposed on cadres, at least in France. Because individuals do not always have the means or the will to escape those mechanisms, ‘external clues’ continue to mark careers more than the new career literature supposes. To account for the realities observed in France, this paper proposes a specific view on careers, which highlights why career rules still exist in the country.  相似文献

Research on careers has recently discovered the growing relevance of inter-organizational, boundaryless careers. The new paradigm of career studies that goes hand in hand with the concept of boundaryless careers, though, has not yet paid very much attention to the impact of new career patterns on how organizations function. To fill this gap, the paper analyses the effects of boundaryless careers on organizational decision making. Drawing on Niklas Luhmann's theory of social systems, we elaborate how observing a (potential) employee's life in terms of career generally facilitates organizational decision making by what we call the evaluative capacity of career. Further, the paper shows in what respect employing this mode of observation is rendered more difficult by the emergence of boundaryless careers. Based on the theoretical framework developed, we finally deduce and apply a scheme of classification of possible reactions to the organizational problems caused by boundaryless careers. In sum, the paper provides a new theoretical approach to analysing different ways of how organizations can cope with the challenges of new career patterns.  相似文献

The impact of globalization, demographic changes and technological advancements among other factors, have been driving new forms of organization, new ways of working and new characteristics in individuals and employees (Ohmae 2001). The purpose and direction of a knowledge worker's career is no longer confined to a single employer boundary and is seen to be the responsibility of the employee. Therein lies the opportunity for individuals to understand, manage and leverage this dynamic context for career progression and growth through the accumulation and implementation of relevant and valued career capital. This research investigated empirically the components, formation, differentiating features and interplay between the components of career capital. A de facto model of career capital emerged from the research that represents an integrated view of the components of career capital that are recognized in the new global economy, thereby validating the literature review and contributing new insight. The outcome of this research could facilitate knowledge workers in enhancing their career capital and could provide a platform for the management of knowledge workers.  相似文献

Line managers increasingly play a key role in organizational career development systems, yet few studies have examined the nature of this role or its implications for employee career attitudes and behaviors. In two studies, we used attachment theory to explore this issue. In Study 1, in-depth interviews (N = 20) showed that employees viewed career management as a relational process in which line managers are expected to act as ‘caregiver’ to support individualized career development. Study 2 was a large-scale international survey (N = 891). Participants scoring higher on attachment avoidance in their line manager relationships reported more negative perceptions of career growth opportunities, lower participation in organizational career development activities and higher turnover intentions. Trust in the organization partially mediated the relationship. Theoretical and practical implications for HRM are discussed.  相似文献
