This study reviews and meta‐analyzes the literature on the social context of performance appraisal. Results indicate that aspects of rater‐ratee relationship quality (i.e., supervisor satisfaction, supervisor support, supervisor trust) are strongly related to ratee reactions to performance appraisals. Rater‐ratee relationship quality is more strongly related to appraisal reactions than appraisal participation or performance ratings. Integrating social exchange theory with procedural justice theory, this article tested whether or not the relationship quality–appraisal reactions relationship was due to relationships between relationship quality and instrumental resources for the ratee (i.e., appraisal participation and rating favorability). When controlling for relationships between these resources and appraisal reactions, a direct path between relationship quality and reactions was significant, supporting a relational model of the exchange between appraisal partners. The relationship quality–appraisal reaction relationship was not moderated by performance rating favorability or appraisal participation. In total, these results highlight the importance of relationship quality to employee reactions to performance appraisal—and the importance of ratee reactions as an important resource in the social exchange between appraisal partners. A multiphase study involving 1,285 respondents was conducted to answer an important yet overlooked question: for a job requiring frequent informal communication with superiors, should an organization focus more on selecting employees with higher trait‐like willingness to communicate or on providing an environment where the flow of communication is easy and aided? We found support for the latter. Further, we observed that subordinates alter their communication behaviors based on the perception of superior's power, politics in the organization, and their own political skills. The study contributes to a better understanding of how situational variables affect subordinate‐superior upward communication. Previous research on employee‐turnover intention has focused mostly on a single level of analysis. This multilevel study of 1,149 employees and 144 managers from a 21‐store Taiwanese retail home improvement chain demonstrated that individual and store‐level factors were significantly associated with employee‐turnover intention. Job characteristics explain within‐store variance. In addition to age and tenure similarity among employees, transformational leadership and compensation explain between‐store variance. Theoretical and practical implications of the research are also discussed.  相似文献

This article examines the effect of transformational and laisser‐faire leadership on the part of local union leaders and immediate supervisors on the dual commitment of unionised workers. Building on the social information processing perspective, it is suggested that these leadership styles are linked to commitment through the workplace relations climate (WRC). Based on a sample of 834 unionised workers, our results suggest that WRC represents an important mechanism explaining the effect of the immediate supervisor's leadership in unionised settings. Results also show that transformational leadership on the part of union representatives is positively linked to union and organisational commitment. This article contributes to the WRC and dual commitment literatures by going beyond structural and institutional explanations and considering relational and actor‐related variables, such as leadership styles.  相似文献

以2000年至2012年沪深两地A股国有上市公司为研究样本,探讨在国有上市公司存在多重目标的情况下公司业绩与CEO强制变更之间的相关性,实证结果表明:当国有上市公司处于亏损状态时,公司业绩和CEO强制变更之间显著负相关;对于经营状况良好的国有上市公司来说,公司业绩和CEO强制变更之间不存在显著的相关关系。进一步研究发现,CEO强制变更后,亏损公司的业绩会得到显著性改善,而盈利公司的业绩则没有显著变化。  相似文献

This article advances a critique of the ‘neighbourhood effects’ genre in urban studies, by arguing that an acceptance of the ‘where you live affects your life chances’ thesis, however well‐intentioned, misses the key structural question of why people live where they do in cities. By examining the structural factors that give rise to differential life chances and the inequalities they produce, and by inverting the neighbourhood effects thesis to: your life chances affect where you live, the problem becomes one of understanding life chances via a theory of capital accumulation and class struggle in cities. Such a theory provides an understanding of the injustices inherent in letting the market (buttressed by the state) be the force that determines the cost of housing and therefore being the major determinant of where people live. The article draws on Marxist urban theory to contend that the residential mobility programs advocated by neighbourhood effects proponents stand on shaky ground, for if it is true that ‘neighbourhood effects’ exceed what would be predicted by poverty alone, moving the poor to a richer place would only eliminate that incremental difference, without addressing the capitalist institutional arrangements that create poverty.  相似文献

The present study generalizes previous pay dispersion research to the Chinese context by examining the cross‐level relationship between workgroup salary dispersion and employee turnover intention contingent on individual differences. Field survey data including annual objective salary and self‐reported attitudes among 370 Chinese employees in 51 organizational workgroups supported our cultural predictions by showing that the relationship between workgroup salary dispersion and turnover intention was positive only among employees with higher rather than lower levels of Chinese traditionality and among those with lower rather than higher salary levels. Furthermore, the results of mediated moderation analyses suggest that a dual‐deprivation path model can explain the above relationships. We discuss the theoretical, cultural, and practical implications of these findings for organizations. © 2015 Wiley Periodicals, Inc.  相似文献

Apart from local monographs and normative texts on community participation, research on community leadership constitutes a blind spot in urban leadership, urban politics, social movements and urban studies. This article, based on case studies in post‐apartheid Johannesburg, contributes to theorizing community leadership, or informal local political leadership, by exploring Bourdieu's concepts of ‘political capital’ and ‘double dealings’. Considering community leaders as brokers between local residents and various institutions (in South Africa, the state and the party), we examine how leaders construct their political legitimacy, both towards ‘the bottom’ (building and maintaining their constituencies), and towards ‘the top’ (seeking and sustaining recognition from fractions of the party and the state). These legitimation processes are often in tension, pulling community leaders in contradictory directions, usefully understood under Bourdieu's concept of ‘double dealings’. Community leaders are required, more than formally elected political leaders, to constantly reassert their legitimacy in multiple local public arenas due to the informal nature of their mandate and the high level of political competition between them — with destructive consequences for local polity but also the potential for increased accountability to their followers. We finally reflect on the relevance of this theoretical framework, inspired by Bourdieu, beyond South African urban politics.  相似文献

We investigate the relationship between high‐commitment human resources (HCHR) practices and chief executive officer (CEO) charismatic leadership on voluntary employee turnover and relative performance to peers in a sample of 281 small firms. In this study, we expand upon prior conceptualizations of fit within the literature on strategic human resources (HR) to include the fit of HCHR with other aspects of the people management system. Specifically, we hypothesize a variety of relationships that may occur (e.g., positive synergistic, deadly combination, or substitution) and find that when a firm uses a system of HCHR practices and has a charismatic leader, performance is highest and turnover lowest. Conversely, when a firm does not invest in either, performance is lowest and turnover highest. We also found some support for a substitution effect as our data showed that when there is a mismatch between a firm's HR system and the leadership characteristics of the CEO, turnover is higher and performance lower than the high‐investment people management system (high HCHR and high‐charismatic leadership), but turnover is lower and performance higher than the low‐investment (low HCHR and low‐charismatic leadership) people management system.  相似文献

Recent years have witnessed increased research on the role of workplace partnership in promoting positive employment relations. However, there has been little quantitative analysis of the partnership experiences of employees. This article examines how the kinds of attributions employees make regarding indirect (union‐based) and direct (non‐union‐based) employee participation in workplace partnership might influence the process of mutual gains. It uses employee outcomes to reflect partnership gains for all stakeholders involved (i.e. employees, employers and trade unions). The article contributes to existing knowledge of workplace partnership by examining the potential role of the employment relations climate as an enabling mechanism for the process of mutual gains. The findings suggest mutual gains for all stakeholders are varied and mediated through the employment relations climate.  相似文献

Abstract

Turnover intention and knowledge sharing of local employees in multinational enterprise (MNE) subsidiary workgroups have received relatively little attention in IHRM research, yet are central to everyday operation of the organisation. Drawing on optimal distinctiveness theory, we consider the influence of workgroup identification on two important employee attitudes and behaviours, turnover intention and knowledge sharing, by examining the influence of the supervisor on workgroup identification. Participants included 306 employees in an Australian and New Zealand subsidiary of an MNE headquartered in Europe. The results indicate that employees’ tendency to identify with their workgroup is enhanced by the distinctiveness of a supervisor from a different national or cultural group, which in turn leads to decreased turnover intention and increased knowledge sharing among workgroup members. Higher supervisor prototypicality however, that counterbalances distinctiveness through higher inclusion, weakens the mediation effect. An important practical implication of this research is that the HR function could play a valuable role in training or group development to raise supervisors’ and employees’ understanding and management of needs for both inclusion and distinctiveness.  相似文献

This article explores the reasons why the Virginia General Assembly passed a law prohibiting public employee bargaining some 16 years after the Virginia Supreme Court had clearly ruled that such bargaining was impermissible absent express statutory authority. The impetus for this legislation apparently was a series of actions by Governor L. Douglas Wilder's administration involving payroll deductions for state employees. The Virginia case is compared and contrasted to the findings of recent aggregate quantitative studies of the determinants of public sector labor relations legislation, illustrating the relative influence of organized business interests over those of labor.  相似文献

双元管理模式越来越受到商界的青睐。以往研究发现了双元领导的积极作用或消极作用,但缺乏从整合视角考量双元领导的双刃剑效应,以及双元领导何时出现利之刃,何时出现伤之刃。基于社会信息加工理论,本研究提出双元领导会给员工带来矛盾体验;这种矛盾体验既可能提升创造力,又可能导致其拖延。同时,提出中庸思维作为调节变量会强化矛盾体验与创造力的积极关系,也会削弱矛盾体验与拖延行为的消极关系。采用经验取样法,通过对8家高新技术企业68名员工连续10周的656份有效观测数据的回归分析,本研究提出的所有假设均得到支持。本研究有利于进一步认识双元领导的双刃剑效应,引领管理者调整双元领导风格和注重员工辩证思维的培养,以充分发挥员工的创造力,减少其拖延行为。  相似文献

Using a longitudinal data set covering a span of 10 years, we investigate the impact of vertical and horizontal pay disparity on non‐CEO executive turnover and subsequent firm performance. Hypothesizing differential responses to pay disparity depending on a non‐CEO executive's responsibilities, we first categorize non‐CEO executives based on their job demands and their role in the organization (e.g., oversight, divisional). We then explore how pay disparity influences the relationship between executive category and turnover, and how the level of pay disparity impacts the relationship between turnover and firm performance. We find that executive category significantly impacts the likelihood of turnover, and also influences firm performance. Drawing on conservation of resources theory, this study examined the link between negative mentoring experiences (i.e., interpersonal problems) perceived by mentors and their work‐family conflict (WFC) by focusing on the mediating role of emotional exhaustion and the moderating role of revenge. The results of a field survey of 187 mentors in China supported all of our hypotheses, indicating that interpersonal problems perceived by mentors were positively related to their WFC. This relationship was also found to be mediated by the mentors’ emotional exhaustion. In addition, revenge against protégés was found to moderate the main effect of interpersonal problems on emotional exhaustion and the indirect effect of interpersonal problems on WFC. Specifically, revenge exacerbated the positive relationship between interpersonal problems and emotional exhaustion. Further, emotional exhaustion mediated the indirect effect of interpersonal problems on WFC when the level of revenge was high, but not when it was low. The findings of this study provide insightful theoretical contributions and managerial implications that indicate new directions for research related to mentoring and work‐family relationships. © 2016 Wiley Periodicals, Inc.  相似文献

Despite the growing body of literature on the effects of job embeddedness on turnover, there are few studies on how job embeddedness operates in different countries. This study, based on the Conservation of Resources theory, addresses this research gap by investigating both the additive and the buffering effects of on‐the‐job and off‐the‐job embeddedness using employee data from China (n = 373) and Switzerland (n = 268). Results showed that on‐the‐job embeddedness reduced the likelihood of turnover more strongly in Switzerland than in China (additive effect). Additionally, in China, the unsolicited job offer–turnover relationship was stronger when employees had lower levels of off‐the‐job embeddedness (buffering effect). This research contributes to the understanding of the relative role of on‐the‐job and off‐the‐job embeddedness for turnover in different countries.  相似文献

The present study proposes a trickle-down model of employee empowerment in which empowerment climate at the organization level is positively related to the empowering leadership of team leaders and ultimately to individual task performance. Importantly, we hypothesize that team leaders’ and members’ narcissism can respectively inhibit and enable the cross-level empowerment process by affecting the intended distribution of decision-making authority and resources between team leaders and members. The analysis of data from 834 team members of 189 teams in 46 organizations reveals that organizational empowerment climate is positively related to team leaders’ empowering leadership when they are less narcissistic. Empowering leadership is positively related to individual task performance when team members are highly narcissistic. Finally, we observe that the combination of less narcissistic leaders and more narcissistic members is a condition under which the indirect effect of organizational empowerment climate on individual task performance through empowering leadership is positive.  相似文献
