This article provides a cross‐national, qualitative investigation into the experiences of middle managers in large organizations in the USA, the UK and Japan, following organizational restructuring. Despite well‐documented national differences in administrative heritage, institutional regimes or ‘varieties of capitalism’, our data point towards considerable similitude across the three countries in terms of a general expression of the need for change, and the concrete impacts of organizational reforms on managerial work. Specifically we analyse the changing nature of work roles, career paths, working hours and spans of control of mid‐level managers in five large firms in each of the three countries. The data demonstrate that middle managers in all three countries face fundamental changes to key areas of their work experience. In Japan, although changes do not amount to a genuine shift towards ‘Anglo‐Saxon’ institutions or business practices, the robust use of organizational reforms with very similar aims and underpinning assumptions to those used in the USA and the UK entails similar impacts in terms of work processes of middle managers across the three nations. This shared experience involved the augmentation of middle management skill levels, responsibilities and span of control, but alongside the downgrading of career expectations, and increased workload and work intensity. We argue that these changes are in keeping with some, but not all, of the features explained and predicted in Bravermanian labour process theory.  相似文献

The aim of this study is to gain insight into the gender‐specific career advancement of about 10,000 middle‐ and top‐level managers in a Dutch financial services company. Our results indicate that women earn less, work at lower job levels, but show slightly higher career mobility than men. However, working a compressed four‐day nine‐hours‐a‐day workweek turns out to be favourable for women who are ‘rewarded’ for working full time, whereas men are ‘penalized’ for not working five days a week. Introducing this form of flexibility into a predominantly masculine organizational culture offers new opportunities for career advancement, albeit solely for women.  相似文献

Contemporary architectural education has shifted from the traditional focus on providing students with specific knowledge and skill sets or ‘inputs’ to outcome based, student-centred educational approach. Within the outcome based model, students’ performance is assessed against measureable objectives that relate acquired knowledge and skills to performance expectations in higher level courses or real world architectural practice. Bloom’s taxonomy has been widely accepted as a useful tool for defining learning outcomes. It references three domains that impinge on the learning process including the ‘cognitive,’ ‘affective’ and ‘psychomotor.’ In practice, most of the attention is paid to the cognitive domain. Considering the interdisciplinary and multivalent character of architecture (as discipline), curriculum design cannot be founded primarily on cognitive-based outcomes. This paper argues that affective domain, especially in the field of building learners’ personalized value systems, is essential to designing outcome based architectural programs. Interactive studio-based education provides a platform to integrate cognitive and behavioural skills that are necessary for professional practice.  相似文献

Over the coming decades, technology and automation are expected to dramatically transform how work will be undertaken. While many of these developments will improve productivity and provide new opportunities, some jobs will likely disappear. In this article, we report data from in‐depth interviews undertaken with 51 young Australians about their strategies for managing the possibility of technological disruption in the workplace. In the face of future uncertainties, we found that the majority of our participants remained confident in their ability to maintain for themselves a ‘good’ career story. We posit, however, that those who could neither avoid nor reduce the possibility that technological advancements might jeopardise their career plans demonstrated an outlook of career malleability whereby they accepted the risk yet remained subjectively confident in their own capacity to rewrite their career narrative if, or when, circumstances demanded.  相似文献

We study how incentive conflicts known as ‘career concerns’ can generate inefficiencies not only within firms but also in market outcomes. Career concerns may lead agents to avoid actions that, while value‐increasing in expectation, could potentially be associated with a bad outcome. We apply this theory to natural gas procurement by regulated public utilities and show that career concerns may lead to a reduction in surplus‐increasing market transactions during periods when the benefits of trade are likely to be greatest. We show that data from natural gas markets are consistent with this prediction and difficult to explain using alternative theories.  相似文献

With a shift in the political debate to more market‐driven social policy approaches during the past decade, politicians in a number of European countries have argued that employers should take on greater responsibilities in the provision of social policy. But why should employers get involved? After reviewing the relevant literature on firm‐level social policy, we analyse the conditions and causal pathways that lead to their provision. Our findings show that (i) the skill structure and level of the workforce are important conditions for firm‐level engagement; (ii) employers have usually been the ‘protagonists’; (iii) the role of unions has been more limited — in Germany they can largely be characterized as ‘consenters’, whereas in Britain, their impact is negligible; (iv) in accordance with the specific systems of industrial relations, the design in Germany very much follows the concept of social partnership; in Britain the design is usually based on unilateral management decisions; and (v) based on these conditions and causal pathways, ‘enclave social policy’ is the likely result of the expansionary policy development, although in Germany, these policies have the potential of becoming an element of ‘industrial citizenship’.  相似文献

Work–life balance policies aimed at reducing working hours are often assumed to be of particular interest to workers with family responsibilities such as young children. Although workers in Britain report the kind of time‐stress envisaged by the debate over a ‘long‐hours culture’, there is little relationship between workers’ family situation and preferences for working fewer hours. Women workers’ hours already reflect family commitments to some extent, while families with young children may need the income levels that only substantial working hours bring. Conversely workers without family commitments may have more capacity to swap income or career progression for increased leisure time.  相似文献

This article evaluates the British system of NVQs, focusing on their capacity to increase skill levels. It reviews the way NVQs were designed and argues that they are ill‐equipped to encourage knowledge and skills, partly because they simply replicate the weaknesses which currently exist in the labour market and partly because of the focus on observed workplace behaviours. NVQs were intended to be ‘employer‐led’ and the assumptions underpinning their design are unitarist. In contrast, the German apprenticeship system is developed and implemented by pluralist consortia and results in qualifications that are far better equipped to support skill levels.  相似文献

Entrepreneurs are often described as overconfident (or at least very confident), even when entering difficult markets. However, recent laboratory findings suggest that difficult tasks tend to produce underconfidence. How do entrepreneurs maintain confidence in difficult tasks? Our two laboratory experiments and one archival study reconcile the literature by distinguishing types of overconfidence and identifying what type is most prominent in each type of task. Furthermore, we critically examine the notion that ‘overconfidence’ explains excess market entry: we find that entry into different markets is not driven by confidence in one's own absolute skill, but by confidence in one's skill relative to that of others. Finally, we consider whether overconfidence in relative skill is driven by neglecting competitors or by systematic errors made when considering them. In advanced economies the ‘greening’ of the economy is widely seen as promising extensive job creation and upskilling, alongside its other benefits. In popular and policy rhetoric, the growing importance of ‘green skills’ is asserted frequently. This study critically examines these claims within the context of the electronic waste management sector in the United Kingdom. Drawing on the cases of a non‐profit organisation and a small private enterprise in North West England, we observe that despite government support for developing skills in e‐waste, both the development and utilisation of skills remain minimal. Critically, the relatively more skill‐intensive process of reuse is substantially less profitable than recycling and resource capture. The study concludes by noting that the expectations from the green economy for high‐quality jobs need to be assessed within the context of similar, misplaced celebrations of previous transformations of work to avoid recycling the same promises.  相似文献

Publicly funded research institutes in most countries have been pressed by economic and political pressures through the 1990s to become more financially independent, to be more accountable and to adopt more businesslike principles and practices. In this context the occupational roles and career options for scientists and research managers in these organisations have undergone considerable change. As the research cultures of these institutions take on a more commercial perspective, new and critical career path choices for both researchers and the organisations themselves have emerged. This article focuses on the changing occupational roles of research scientists and research managers in the Australian CSIRO (Commonwealth Scientific and Industrial Research Organisation), one of the world's largest multidisciplinary research organisations. Two critical occupational pathways are discussed: one between science and science management and another between science management and commercial management. Key points where the pathways diverge are identified and linked to broader issues of organisational culture and human resource management. The authors argue that research institutes such as the Australian CSIRO require a ‘multicultural’ management approach that horizontally integrates the industrial, scientific and commercial domains of the organisations’ research cultures.  相似文献

Division of revenue, or ‘separation’ studies, have developed in volume and sophistication the USA to the stage where the subject now offers a specialized professional career for growing numbers of lawyers, accountants and engineers. This has been necessary to cope with traffic relationships between the many US operating companies (and is also an international carrier). This article explores how skilled maintenance trades have fared under lean automotive manufacturing, a cohort of workers relatively neglected in the literature. Historically, such trades possessed a distinct ‘craft consciousness’ derived from apprenticed-acquired skill, autonomy in job execution, strict job boundaries and relative occupational status and prestige. The article assesses how lean has impacted this craft tradition over time, drawing on a case study of one UK car plant to assess its trajectory across three decades. Four different skilled cohorts—electrical, mechanical, control engineers and die maintenance fitters—are examined to gauge respective trends in skill, autonomy, demarcation and status. While the study finds variation in experiences across different trades, the general trend points to a deterioration in work conditions on all four benchmarks of assessment. The article concludes by inferring implications for the future trajectory of skilled trades considering recent accounts provided in Industry 4.0 narratives.  相似文献

Nominally, the wave of protests by undocumented immigrants that swept through France in the late 1990s successfully challenged the restrictive Pasqua immigration laws. However, despite appearances, the mass movement was at base a labour protest: undocumented workers demonstrated against immigration laws that undermined the way they navigated informal labour markets and, in particular, truncated their opportunities for skill development. Furthermore, it is proposed in this article that examining social movements for their labour content can reveal erosions of working conditions and worker power in informal sector employment. A case study of the Paris garment district is presented to demonstrate how the spread of ‘hybrid‐informality’ made legal work permits a prerequisite for working informally and relegated undocumented immigrants to lower quality jobs outside the cluster.  相似文献

Research Summary: Combining studies on real options theory and economic short‐termism, we propose that, depending on CEOs’ career horizons, CEOs have heterogeneous interests in strategic flexibility, and thus, have different incentives to make real options investments. We argue that compared to CEOs with longer career horizons, CEOs with shorter career horizons will be less inclined to make real options investments because they may not fully reap the rewards during their tenure. In addition, we argue that long‐term incentives and institutional ownership will mitigate the relationship between CEOs’ career horizons and real options investments. U.S. public firms as an empirical setting produced consistent evidence for our predictions. Our study is the first to theoretically explain and empirically show that a CEO's self‐seeking behavior will impact real options investments. Managerial Summary: This article helps to explain how a CEO's self seeking‐behavior may shape a firm's real option investment, which could result in different level of strategic flexibility. We argue that CEOs with short career horizons have less time to exercise their firms’ real options, which should lower the investments in the firms’ real options portfolios relative to CEOs with long career horizons. We study a sample of U.S. public firms and find strong evidence that a CEO's expected tenure in the firm is positively related to the real options investments at the firm level. We find that this agency issue can be mitigated by adopting appropriate corporate governance mechanisms such as long‐term incentives and institutional investors.  相似文献

Research on remote work remains without consensus as to its benefits, with continued questions about which factors may enable it to be more beneficial to employees working remotely. Applying Conservation of Resources theory, we explore the impact of ‘resource caravans’ on ‘work–family balance’ and subsequent ‘well-being’ in a sample of 446 remote workers. Our findings contribute to ongoing sociological debates by showing exactly how flexibility and control play a role in the remote workplace. Specifically, our model revealed that ‘sense of control’ over home was most beneficial for ‘work–family balance’ among experienced remote workers who had high levels of ‘schedule flexibility’, whereas ‘work–family balance’ benefited from lower levels of ‘schedule flexibility’ among new remote workers. Resources from the home domain were most critical for ‘work–family balance’, which mediated the effects of the ‘resource caravan’ from the home domain on overall employee ‘well-being’.  相似文献

What are the reasons for national differences of international market access in high‐risk software development and what is the role of employment regulation? This analysis elucidates this question based on national sector studies of the video games industry with particular focus on financial systems, skill formation as well as work and employment systems in Sweden, Germany and Poland. National financial architectures and education are a decisive factor. However, the results also suggest that the ‘varieties‐of‐capitalism’ (VoC) approach underestimates industry divergence within and across supposedly homogeneous national models, especially in the field of labour regulation. The author proposes to link VoC theory to a transnational perspective, which complementarily takes into account firm embeddedness in industry‐specific value chains.  相似文献

本文以25个省份400名员工为样本,从员工感知角度评价组织支持对组织承诺的影响,并引入职业成长和组织公平作为中介变量和调节变量构建研究模型。实证结果表明:组织支持感直接对组织承诺产生显著正向影响;职业成长在组织支持感与组织承诺之间起到部分中介作用。深入研究显示,组织公平在组织支持感与职业成长及组织支持感与组织承诺之间均发挥调节效应,且在组织支持感与职业成长之间的调节效应更显著。研究结论对提高组织支持有效性、促进员工职业成长、维持员工内心公平有重要意义。  相似文献

Studies of the ‘mirroring’ hypothesis have demonstrated the relationships between technological modularity and explicit coordination, yet little is known about the ‘mirroring’ relationship between technological modularity and tacit coordination, and how the ‘mirroring’ relationship may affect radical innovation. This paper contributes to the ‘mirroring’ hypothesis by identifying the interaction mechanisms embedded in and surrounded over the mirroring relationships. Using survey data of 121 high-tech firms in China, our study indicates that technological modularity enhances interfirm tacit coordination between module-makers (‘mirroring’ hypothesis), and will also positively influence radical innovation (‘outcome’ hypothesis). Moreover, tacit coordination negatively moderates the impact of technological modularity on radical innovation (‘interaction’ hypothesis), indicating that the ‘mirroring’ relationship may offset the benefit obtained from modularization. It also suggests that, in a high-technology industry in underdeveloped areas, tacit coordination could lead to exposure of hidden knowledge, thus lowering module-makers' motivation for technology breakthrough.  相似文献
