高层管理团队在企业战略管理中发挥着决定性作用,是企业战略变革的关键因素之一。高层管理团队异质性会对团队的内部沟通、凝聚力以及决策的效率和质量产生影响,最终对企业的战略变革产生影响。本文首先对国内外高管团队异质性的相关研究进行文献综述,在此基础上提出高层管理异质性对战略变革的影响取决于高管团队能否达成战略变革共识。战略变革共识的达成则要求高管团队整合和利用异质性带来的资源丰富性,并且正确处理团队冲突。  相似文献

The business benefits of an outsourcing strategy are well documented, and HR is encouraged to outsource in order to add value. Yet little is known about how HR outsourcing affects the HR role, competencies and relationships with senior management. These issues are examined through 27 semi‐structured interviews with senior HR professionals, comparing HR departments engaged in HR outsourcing with those maintaining full in‐house HR provision. The findings indicate that HR outsourcing stymies HR role transformation. HR outsourcers experienced limited skill development and an increased focus on cost reduction at the expense of their strategic position. In contrast, non‐HR outsourcers actively engaged in other parts of the business, developing competencies that garnered trust and support of senior managers. The benefits of an external HR community appear limited. The study suggests that an ‘internal’ HR community is better placed to enhance HR departmental roles.  相似文献

This exploratory study examines how expatriate management practices differ with respect to three international management strategies (local, centralised or global) in 27 mature multinational corporations. In particular, this study examines the categories of expatriate assignments, the strategic integration of expatriate assignments into leadership development and the types of human resource practices that firms utilise to manage expatriates. Results indicate that organisations differentially assign expatriates based on the firm's respective international management strategy. Firms with a global management strategy made greater use of developmental expatriates, had a greater number of senior managers with expatriate experience and had a stronger focus on leadership development through expatriation. Firms did not differ with respect to their use of expatriate management practices based on their international management strategy.  相似文献

There has been considerable research on the issues of board-level representation by personnel/HR directors and senior HR managers' involvement in strategic decision making. Since the early 1990s there has been a growing interest in international HRM, reflecting the growing recognition that the effective management of human resources internationally is a major determinant of success or failure in international business. There is also evidence that HR constraints often limit the effective implementation of international business strategies. More recently, it has been argued that the more rapid pace of internationalization and globalization leads to a more strategic role for HRM as well as changes in the content of HRM. Yet, while there have been some attempts to integrate international corporate strategy and human resource strategy, surprisingly, the role of the corporate human resources function has been neglected, particularly in the context of the international firm. This article seeks to redress the balance. The question addressed is: what is the role of the corporate HR function in the international firm? To answer these questions empirical research was conducted in thirty UK international firms. We found an emerging agenda for corporate HR in international firms which focuses on senior management development, succession planning and developing a cadre of international managers. We conceptualize this as a strategic concern with developing the core management competences of the organization, and argue that it can be usefully analysed from the perspective of the learning organization.  相似文献

Various motives for making corporate acquisitions have been forwarded in the managerial economics literature. Two that have received a lot of attention are the maximization of stockholder wealth and the maximization of senior management's utility. These two alternative views can lead to different acquisition decisions. The paper examines the returns to senior management and the returns to stockholders following corporate takeovers in the United Kingdom. The evidence suggests that if shareholders profit from takeovers then so do the senior' management. Of more interest, however, is the finding that if acquisitions result in a reduction in stock market value for the acquiring firm, their senior management appear to gain. In particular, senior management remuneration increases substantially after an acquisition. This evidence is consistent with the maximization of senior management's utility being an important motive in many corporate-acquisition decisions.  相似文献

In a corporatized New Zealand public hospital, senior management introduced a strategy of ‘clinical leadership’ intended to incorporate clinicians more fully within some system of organizational control, and to make them accountable for the resources consumed as a consequence of their treatment decisions. An organizational restructuring created semiautonomous business units based around clinical specialities and headed by clinician managers. Clinician managers played a boundary role between their professional colleagues and management. In the short term, a number of senior clinicians adapted to this role and there was some evidence for their acculturation into managerial identifications. However, the majority of clinician managers acted to absorb change rather than actively champion change. For many clinical units, clinical practice continued more or less unchanged. The concept of loosely coupled systems is used to explain this separation of internal operations from organizational form.  相似文献

Abstract This paper is an assessment of the international career transitions made by senior female managers in Western Europe. The perspective explored is that of currently employed senior female managers in a wide range of companies, who have made at least one international career move. The article is based on data collected from interviews with fifty senior female international managers. The voices of the female managers illustrate difficulties they encounter in a 'man's world', and confirm that there is still much improvement to be made in order to accommodate and entice more women to senior management assignments. The study, for the first time, assesses an exclusively senior sample of female international managers in Western Europe. Previous studies have established that, throughout Europe, women's promotion into senior domestic management positions has been very slow, despite legislative changes, including the European Union's social protocol, to enforce issues related to equal opportunity such as equal pay and measures against sex discrimination (Davidson and Cooper, 1993). This article examines a number of explanations from the relevant literature and analyses the empirical data collected from the fifty interviewees in order to develop an understanding of senior female international career progressions in Europe. From the data, a model of the typical senior female international path was developed (Linehan, 2000). This research is particularly relevant, as existing European studies have not specifically addressed issues pertaining to senior female international managers.  相似文献

Success in ‘greening’ a business organization is likely to depend on an appropriate environmental management structure being developed in accordance with the general structure of the organization and then receiving the appropriate support from senior and middle management. The failure to assure such a relationship may provide an explanation of the development of gaps between policy and practice. This article explores differing choices in the structure of the environmental function in a number of UK regional electricity companies and how these choices impact upon the management of environmental issues, producing different outcomes. The paper argues that the environmental structure that is, either consciously or by default, adopted by a company would seem to have some impact on how environmental issues are perceived and dealt with by that company. Therefore, such a decision has the capacity to shape environmental strategy in its implementation and possibly even its conception. Being a South Asian developing country, management development (MD) practices in Sri Lanka has received insufficient attention. The paper reports results of an empirical investigation of 219 managers and 78 human resource (HR) managers on MD practices in Sri Lanka. The study investigated different processes by which MD takes place in organizations, the nature of immediate senior managers' support for MD, the importance given to the HRM function in the organizational strategy and the HR managers' contribution to the organizational strategy on MD aspects. The research findings indicate more similar MD practices across the three forms of ownership – local, foreign and joint venture. The conclusions address the existing practice and implications.  相似文献

This article describes a high quality human resource management curriculum as perceived by one group of customers–senior human resource executives who hire, train, and work with university and college graduates. A Delphi research methodology was used to survey the opinions of 24 members of the Human Resources Council, an advisory body to the American Management Association. The study confirms that the major topics taught in most HRM curricula at the bachelor and masters levels are perceived by HR executives to be just about right. It also presents their views about the relative value of the topics and shares specifics about their conviction that graduates need a much deeper understanding of how and where the HR function fits into the overall business strategy of an organization. © 1997 John Wiley & Sons, Inc.  相似文献

Since the 1970s Japanese labour relations and management practices have been scrutinised as Western firms search for ways to improve their productivity and international competitiveness. Pervading this literature is the view that the Japanese labour market is flexible and adaptable. the purpose of this article is to ascertain if flexibility is a key strategic objective of management and if Japanese firms adopt a core-peripheral approach to employment. the research is based on a survey of Japanese enterprises conducted and detailed interviews with senior managers. the major finding is that Japanese labour practices have a strategic component and that the use of casual and contract workers is consistent with a core-peripheral labour strategy.  相似文献

Janet Druker and Geoffrey White, principal lecturer and senior lecturer respectively in the Business School at the University of Greenwich, draw on interviews and on a postal survey of personnel managers in the construction industry, to consider the role and responsibilities of personnel practitioners in construction. They point to the changing balance of employment within the construction firm and the greater involvement of personnel with non-manual employees. They highlight the importance of various forms of sub-contracting as a means of strengthening management control at site level. They suggest that the centrally located personnel function may well be close to strategy makers but ultimately the role was found to be advisory with a limited capacity for direct intervention.  相似文献

This paper focuses on middle managers as key actors in organizational strategizing. Through an empirical study we explore some of the barriers to effective implementation of strategic change initiatives. This research is motivated by the recognition that to understand strategizing in organizations we need to appreciate both when it is successful and when it is not, but that we still know little about the latter. To develop better insights into what lies behind the actions of strategists and to present implications for HR managers concerned about increasing the chance of successful change and reducing the prevalence of organizational change cynicism (OCC), we first explore antecedents to middle managers' strategy commitment. We examine perceptions of the workplace context, including procedural justice and senior management support for the strategy and middle managers' levels of strategy relevant knowledge, incorporating participation in decision-making and information available for implementation. We then investigate the moderated effect of OCC on middle managers' strategy commitment. Our study suggests that failure of a new strategy or strategic direction is due to the inability or resistance of individual employees to commit to a strategy and adopt the necessary behaviours to accomplish an organization's strategic objective.  相似文献

Despite the existence of various large-scale surveys of human resource specialists, there has been little research focusing specifically on the top cohort of HR practitioners. In addition, the surveys offer little insight into the ambiguous, but important questions associated with the strategic management process in large, complex corporations. This article reports a study of the qualifications, work histories, role orientations and strategic contributions of the most senior HR specialists in the New Zealand business sector. These elite practitioners typically demonstrate a 'dual background' in specialist HR activities and line management, and strongly subscribe to Legge's notion of 'conformist innovation'. As in the United Kingdom, they tend to focus primarily on the management of managers and, to a lesser extent, the management of industrial relations. Their work is increasingly integrated with other spheres of the business such as quality management. Whether their contribution is regarded as 'strategic' depends on the model of strategic management that informs the question. This paper argues that the survey-based studies have inappropriately adopted 'outside-in' models of strategic management which privilege marketing notions and assume that 'formulation' is more strategic than 'implementation'. The work of these senior HR specialists is more fairly assessed under a conception of the strategic problem which balances external and internal concerns. Given the present realignment of strategy theory, the challenge facing these HR specialists is that of developing frameworks for corporate planning and performance analysis which attribute a more central role to the critical elements of HRM.  相似文献

There has been a growing interest in how multinational corporations transfer various management practices from one country to another. The positions vary from an extreme where all practices will become globally standardised; to claims that the local context will be a decisive factor. In this article, the research question is why an MNC would want to transfer the partnership practice and what the key elements to success might be. As pointed to, partnership is a part of the company's business system, the way they are used to operating. Also important is that the risk of failing in terms of technological issues was important, and thus commitment and cooperation are crucial. Success can be understood by their effort to reduce the institutional distance as much as possible, including the choice of location, hiring policy emphasis on education and training, the strategy of building strong connections to the senior shop steward.  相似文献

以2011—2021年我国上市公司财务数据为研究样本,对上市公司高管持股与营运资金融资策略之间的关系进行分析,并考察了宏观经济增长速度对高管持股和营运资金融资策略的关系影响。研究结果表明:高管持股使企业营运资金融资策略更激进;在宏观经济发展较好时,高管持股对营运资金融资策略的激进作用增强。进一步研究发现,自由现金流量和风险承担水平在高管持股与营运资金融资策略之间发挥中介作用。  相似文献

随着经济全球化及知识化进程的加快,人力资本管理理念已逐步引入到国内企业中,相应地管理水平也得到了提升。高层管理者作为企业的核心人力资本,其薪酬问题成了众人关注的焦点。虽然已有很多学者对高管薪酬的结构和制定依据等问题进行了研究,国内企业在这些方面仍存在一些不足。笔者从人力资本价值的角度出发,对人力资本价值实现过程与薪酬之间的内在联系进行分析,并据此构建了相应的高管薪酬模型。  相似文献

The skill sets and attitudes required for materiel management professional survival continue to change. Just as the industry has evolved for calculators and three-part forms, so too must today's managers evolve into facilitators and information-oriented management. While these new skills are being perfected, three focused strategies initiated right now can enhance your chance for survival. First, get to know your customers intimately. Go to their meetings. Tour their departments. Second, assume responsibility and report materiel cost data that has meaning to senior management and customers. Fill rates and inventory turns offer little value to other managers, but supply cost per discharge can be of value. Third, be proactive in competing with outsourcing competitors.
