The ongoing confusion about the meaning of ‘talent’ within the world of work is hindering the establishment of widely accepted talent management theories and practices. The aim of this paper is to contribute to the literature on talent management by offering an in-depth review of the talent concept within the specific context of the world of work, and proposing a framework for its conceptualization. We group different theoretical approaches to talent into ‘object’ (i.e., talent as natural ability; talent as mastery; talent as commitment; talent as fit) versus ‘subject’ approaches (i.e., talent as all people; talent as some people) and identify dynamics existing within and between them, as well as implications for talent management theory and practice. Finally, we discuss different avenues for further research aimed at developing the talent—and consequently, the talent management—construct further.  相似文献

Abstract

International human resource management research in non-governmental organisations (NGOs) is scarce and it predominantly focuses on the recruitment and retention of volunteers. The context of NGOs is different from conventional for-profit international business settings with different kinds of challenges, especially in terms of providing appropriate training on managing multi-cultural teams and working with local project partners and communities. The literature also tends to focus on expatriate perspective and not on a host country perspective. We address this gap by examining how project managers and hosts experience cross-cultural issues on overseas assignments. We study volunteer project managers leading international and local youth volunteers during the Raleigh International programme in Malaysia. We use a qualitative methodology and data collected at 3 case locations via participant observation during 120 days contact with the respondents as well as interviews and surveys. We propose the CPACE (Curiosity, Passion, Adaptability, Communication and Empathy) framework describing competences needed in cross-cultural encounters and based on respondents’ actions as well as their words and it is relevant to a NGO context. The framework is intended to lay the foundation for future research and in particular to demonstrate the need for cross-cultural competence to be more grounded in particular contexts.  相似文献

This paper aims to come to a better understanding of the meaning of ‘ethnic’ in ethnic entrepreneurship for second- and third-generation ethnic Chinese entrepreneurs in Bangkok, Thailand. Research on ethnic Chinese entrepreneurship in Southeast Asia typically investigates the dominance, attributed to specific ‘Chinese’ cultural values and strong intra-ethnic networks, of the ethnic Chinese in business and entrepreneurship. Our research among second- and third-generations shows an inclination of the interviewees to emphasize the irrelevance of their ‘ethnic’ Chinese background in entrepreneurship. To understand the meanings of the expressed irrelevance, we argue that it is constructive to incorporate a historical/generational approach of the ethnic group (migration history, nationalism) and of the business (social organization) into the study of ethnic entrepreneurship. The contribution to ethnic entrepreneurship research is threefold. Firstly, we show how a generational lens provides a more nuanced understanding of the ‘ethnic’ in ethnic entrepreneurship. Secondly, we show how incorporating the historical context helps to position business conduct in the social/societal experiences of entrepreneurs. Finally, our case study of ethnic Chinese entrepreneurs in Thailand brings an Asian perspective to ethnic entrepreneurship debates that generally concern European and North American research studies and thus hopes to inspire future comparative research.  相似文献

This paper provides a commentary on the article in this Special Issue on “The meaning of ‘talent’ in the world of work”, welcoming its analysis of the definition, meaning and conceptualisation of talent and seeking to develop further its research recommendations. In particular, it argues that the relationships between talent and gifts should be further explored, proposes that exploring its use in other languages than English would be useful, and suggests comparing its identification and development in management and other fields, especially sport and the arts. It also proposes multidisciplinary research and research into talent and talent management in various contexts, including sectorial, cultural, institutional and structural contexts. Finally, it proposes that factors which influence how talent is identified need further analysis, and perspectives from resource-based theories, ethical theories, development economics, and social capital theories should be utilised.  相似文献

The emergence of the global labour market (GLM) provides a novel platform for young professional workers to design and develop their careers. This is particularly true for those from China, the former Soviet Union and other Eastern European countries, where economic liberation has made it easier for professionals to move both internally and internationally. Taking into account national variations in economic transition and political constraints, several questions are raised. How does the GLM, for example, influence its choice of employers and career development? What are the similarities and differences between Chinese and Eastern European seafarers? What factors contribute to these differences? Those questions are addressed here, through a study of the case of seafarers for whom a global labour market has been established since the 1980s. By collecting crew information worldwide, a global seafarer database has been built in the Seafarers' International Research Centre (SIRC) at Cardiff University. Accordingly, this paper develops a methodological framework for analysing and comparing seafarers' careers, and revealing the features of career development amongst four major seafarer supplier countries: China, Russia, the Ukraine and Poland.  相似文献

Debates around urbanization, infrastructure disruption and the creative class rarely appear alongside each other in research on African cities. This article connects these different narratives, which are currently exerting their influence on the future direction of these cities. The economic value of the creative class is that their work centres on innovation—a quality seen as essential to ‘new-economy’ urban growth. Quality of place (that which makes ‘New York New York’) is said to attract the creative class to certain cities, as lifestyle amenities are valued as much as employment opportunities. Nairobi is an example of an African city currently attracting both Kenyan and expatriate creative class workers, particularly in the information and communication technology (ICT) sector. In this article we take Richard Florida's creative class theory as a departure point to offer insights into why this group chooses to live in Nairobi and to describe Nairobi's quality of place, with a particular focus on infrastructure disruption. The case study reveals that Nairobi's quality of place differs fundamentally from the normative attributes prescribed by creative class theory and, in some instances, it is considered to be highly frustrating and unattractive.  相似文献

This article focuses on the planned community of Auroville in Tamil Nadu, India, founded in 1968. Building on critical readings of the settlement that have drawn attention to the power imbalance in its relationships with surrounding villages, the article delineates the ways that a geographical imagination of cityness has been a key component of the settlement's development and the forms of neo-coloniality in which it has been implicated. Drawing on archival and published sources as well as ethnographic research, the article discusses three ways in which the settlement performs a sense of its own ‘cityness-to-come’: first, the architectural discourse and planning rationality central to Auroville's identity; second, its agonistic public sphere vis-à-vis architecture and planning, and third, its ethos of learning and evolution, and the settlement's developmental teleology. In so doing, the article shows how ‘the city’ conceived as a textual and spatial promise, as well as a utopian aspiration, works ideologically to constitute the settlement itself, but also to precipitate social effects and uneven power relationships with village communities in this region. To sum up, this article develops an argument about the neo-colonial social work done by ‘the city’ conceived as text.  相似文献

In this paper, we examine the associations between the cost of equity capital and two audit committee (AC) characteristics: (1) average AC members’ age and (2) average number of AC members’ other directorships. This study is motivated by the recent emphasis on the important role of ACs in overseeing financial reporting and audit processes, as well as the recognition of the critical role of capital costs in firms' operational efficiency and profitability. The empirical results show that the cost of equity capital is lower in US firms with higher average AC members’ age. We do not find any evidence that the average number of AC members’ other directorships is associated with the cost of equity capital. We also find that age could be another proxy for AC members’ experience. Our findings provide evidence that supports the call of the US Securities and Exchange Commission for greater board diversity (including age). Our study not only demonstrates the important role of ACs in corporate governance, but also enriches the literature by examining the two AC characteristics that are rarely mentioned in prior studies.  相似文献

Despite extensive attempts to enhance women's entrepreneurship in Germany, a gender gap continues to exist. This article sets out to analyse the representation of women's entrepreneurship in German media, by analysing how it is depicted in newspapers and how this changes over time. Images transported in media might regulate the nature of women's entrepreneurship, as they contain information about ‘typical’ and ‘socially desirable’ behaviour of women as well as of entrepreneurs. This article contributes to developing an understanding of the relevance of media representation of the entrepreneurship phenomenon for influencing the propensity towards entrepreneurial activity.  相似文献

A detailed examination of the practices reported by managers in thirty-one affiliates of Japanese companies engaged in manufacturing in Singapore revealed a high degree of conformity with the Japanese best practice (also known as ‘lean production’) model in the way work is organized and in the shop-floor level manufacturing practices, but greater conformity to host country norms in the HRM practices applied to the local work-force. This is consistent with the patterns reported in the existing literature regarding Japanese transplants in other countries, including the US and the UK. Strong statistical relationships were found in the Singapore study among the work organization cluster, the manufacturing practices cluster, and the performance outcomes. No significant relationships were found between the HRM cluster and any of the ‘downstream’ variables (work organization, manufacturing practices or performance outcomes), but relatively heavy reliance on expatriates was found to be highly related to work organization, manufacturing practices and performance outcomes. These findings suggest that heavy reliance on expatriates may function as an alternative to Japanese-style HRM practices in situations where it would be unduly difficult or costly to extend the whole package of Japanese-style HRM practices to the local work-force.  相似文献

Today, many cities in post-industrial societies are strongholds of left and progressive political forces. Almost 100 years ago, left parties had instituted municipal socialism in several European cities. In this article, we compare these two periods of left urban rule by focusing on the long-term changes over the last 120 years in the socio-demographic profile of urban left elites in four major Swiss cities. Our analysis of left elected representatives at six key dates highlights the main differences between the municipal socialists of the interwar period and the new urban left that rules contemporary cities. The former are members of the working class, blue-collar workers without university education, while the latter are members of the upper-middle class, highly educated sociocultural professionals. The results of our analysis contribute to a better understanding of the sociological composition of urban left-progressive political forces, an aspect that is somewhat neglected in recent research on the urban left. We discuss the potential political implications and further research avenues for contemporary debates in urban studies, in terms of urban policy priorities and political mobilization.  相似文献

Based on a micro-level analysis of performance review meetings and drawing on an interactional framing perspective, this paper analyses the role of accounting numbers as ‘framing devices’ in discussions about performance. Analyzing interactions between superiors and subordinates, we examine how and why these two groups of actors mobilize different accounting numbers to make claims about performance and try to persuade the other party. Our interest is with the choice of accounting numbers and how they come to be seen as persuasive. The main theoretical argument developed in this paper is that whether a specific accounting number or indicator comes to be seen as persuasive or not in a particular situation is both a matter of how legitimate the underlying indicator is to the actors involved as well as whether they regard the signal it provides, i.e. the actual outcome on this particular indicator, as salient when compared to the actual outcomes on alternative indicators. Taken together, our findings suggest that persuasiveness is not an ‘objective’ quality of accounting numbers, but a situated achievement that results from interactive alignments between different actors with potentially competing interests.  相似文献

Abstract

Based on an analysis of the post-Soviet transformation experience of four defence sector organizations in a Russian region where the defence sector occupies a substantial part of the local economy, this article develops a typology of network relationships: Grooved Inter-relationship Patterns (Gr’ip) networks and Fluid Inter-relationship Patterns (Fl’ip) networks. This typology can be applied to a range of transition/emerging market and low system trust contexts. Gr’ip networks, in this case, represent the persisting legacy of the Soviet command-administrative system. Fl’ip networks are here an attempt by the defence companies to link into the civilian supply chains of a developing market economy. This article argues that Gr’ip networks had and still have a crucial role to play in Russian enterprises’ survival and development.  相似文献

In 2007 and 2008 Polish governments introduced a series of reforms which led to a substantial reduction in the tax “wedge” (in Polish: “klin”) on labour. These consisted of reductions in the disability rate of social security contributions (SSCs) and an introduction of an income tax credit for families with children. We show that the SSCs reforms on their own brought much greater reductions in the tax burden compared to a widely discussed 15% “flat tax”, despite a very similar simulated cost. When considered together the package of introduced reforms reduced the mean ATR on total labour cost from 41.6% to 35.7%. This compares to the mean ATR of 39.6% which would result from the introduction of the “flat tax”. In the analysis we present the effects of the reforms both for the employed and for the non-employed populations. The latter analysis is done in such a way as to account for the entire (simulated) distribution of wages of the non-employed and shows interesting differences between the effects of reforms on employed and non-employed individuals. We argue that to fully appreciate the effect of reductions in labour taxation it is important to bear in mind that one of the reasons for introducing them is to make employment more likely for those who currently do not work, and demonstrate that the introduced package has had a particularly important effect on non-employed second earners. Given the extent of the reductions in the “klin” it is somewhat surprising that so far so little attention has been given to the recent Polish reforms.  相似文献
