The body of knowledge on organizational learning is believed to be large and fragmented. Therefore, this knowledge seems to be of limited use to practitioners. We, however, present an alternative review of the most important publications on organizational learning that deals explicitly with learning barriers. The structural causes of problems with organizational learning are related to malfunctioning components of the cybernetic learning system of the organization. Thus, it became clear that the body of knowledge on organizational learning is less fragmented and does not contain any contradictions. This resulted in our construction of a framework in which the major contributions on organizational learning are integrated. It allows practitioners to use strengths of multiple theories to analyze change management problems. © 2009 Wiley Periodicals, Inc.  相似文献

This study tests a causal model that predicts the acceptance of organizational change using a sample of 761 employees from a large public hospital in the state of Victoria, Australia. The LISREL results indicate that employee acceptance of organizational change is increased by organizational commitment, a harmonious industrial relations (IR) climate, education, job motivation, job satisfaction, job security and positive affectivity, and is decreased by union membership, role conflict, tenure and environmental opportunity. Organizational commitment was found to act as both a determinant and mediator in the change process. Implications for the management of organizational change using human resource (HR) strategies and policies are discussed.  相似文献

The paper develops a model where the structure of organizations is a choice variable for firms and depends on conditions in the labour market. It shows that an increase in the supply of skilled labour may lead firms to adopt organizations with less hierarchical levels. This organizational change increases firms' demand for skilled agents and qualitatively modifies their jobs (i.e. the set of tasks assigned to skilled employees) thus increasing the skilled wage premium.  相似文献

Organizations incur substantial costs in managing organizational changes associated with the implementation of information systems (IS). However, the relationship between organizational changes and IS implementation costs is not well understood. Extending current research on IS-enabled organizational change, we draw on configuration theory to develop propositions identifying drivers of IS implementation costs. To test the propositions, we analyze the changes and implementation costs involved in three IS implementation initiatives. The analysis confirms that interdependencies between changes are key drivers of IS implementation costs. Implications for theory and practice are discussed.  相似文献

This research examines the high level of change in supply organizations of large North American companies using data collected from 51 large North American supply organizations in 1987, 1995 and 2003. Analysis is supplemented by an additional 55 companies for which data were collected in 1995 and 2003. The availability of longitudinal data from individual companies over a 16-year period provided a unique opportunity to trace changes made to each company's supply organizational structure and their roles and responsibilities. Findings suggest that the respondents made major changes in supply organizational structure, supply chain responsibilities, use of purchasing teams, supply involvement in major corporate activities (MCA) and CPO reporting line, title and background.  相似文献

In this article we examine the complex nature of organizational flexibility. We question the myth of flexibility as exclusively a top management interpretation of constant adaptiveness to environmental change by exploring the various rigidities involved in a seemingly adaptive organization. Our long-term study of a major Finnish commercial bank under deregulation identified several dominant forms of temporal flexibility–rigidity configurations: formal rigidities, flexible rigidities, rigid flexibilities and defensive rigidities. These configurations were revealed by focusing on the structural tensions which emerge between different levels of management and on the different interpretations given by competing groups to the notion of “organizational flexibility” within a process of change.  相似文献

近年来,新生代员工正逐渐成长为职场主力军,相比其他员工,他们更难形成较高的组织承诺,跳槽更加频繁,因此如何留住新生代员工成为企业关注的热点问题.本研究对211位新生代员工进行问卷调查,通过实证分析探讨新生代员工的组织信任、组织自尊是否对其组织承诺有显著影响,从而为有效保留新生代员工提供理论依据.研究结论为:(1)新生代员工的组织信任显著正向影响组织自尊和组织承诺;(2)新生代员工的组织自尊显著正向影响组织承诺;(3)新生代员工的组织自尊在组织信任对组织承诺的影响中起部分中介作用.  相似文献

This paper examines the impact of announcements of both bond rating reviews and rating changes on equity returns. We find that announcements of review for possible down grading of debt have a significant negative effect on stock prices while subsequent actual downgrades have a negligible impact. Further, we find that press releases convey new information to the market whereas the subsequent reporting of this information in the financial press causes little market reaction. We conclude that extreme care regarding details of the dissemination of financial information must be exercised in any event study.  相似文献

Over twenty years ago, Mitchell [Mitchell, T.R. (1982) Motivation: New directions for theory, research, and practice. Academy of Management Review, 7:80–88.] called for research which integrates and competitively tests the multitude of motivation theories competitively. Yet, with few exceptions, theories of motivation tend to be narrow in focus. However, many motivation theories incorporate similar predictor variables such as job satisfaction, perceived equity, and organizational commitment, suggesting that theory integration is warranted. In this paper, several literatures are reviewed which deal with employee effort at different levels (e.g., withholding effort, offering extra effort). “Effort propensity” is offered as an appropriate integrating variable, and an integrative model of effort propensity which pulls these various literatures together and stimulates the type of research described by Mitchell [Mitchell, T.R. Experts generally agree that workforce diversity can produce positive outcomes such as novel and diverse ideas. However, research evidence indicates that workforce diversity can lead to undesirable outcomes as well. The main aim of this paper is to put forward an analytical framework that can help to explain why certain categories of employees, namely perceived low status minorities (PLSMs), might not always produce desirable outcomes. A number of theories such as social exchange, organizational justice, status, and reciprocity theories are used to illustrate why PLSMs would react to perceived injustice in a unique way leading to lower commitment and withdrawal from Organizational Citizenship Behavior.  相似文献

The recent development of a cognitive, interpretive approach to organizational analysis has helped to increase our understanding of organizational action. This paper discusses the relationship between organizational beliefs and organizational change. Based upon a review of empirical studies of strategic reorientations, the article presents a model of factors that influence processes which lead to changes in organizational belief systems. It is argued that radical changes in organizational belief systems are influenced by organizational results, by characteristics of the organizational environment, by intra-organizational factors, and by characteristics of the current organizational belief systems. These factors are discussed and some ways to further augment our knowledge of this phenomenon are indicated.  相似文献

Organizational identification (OID) can be developed out of social exchange practices within an organizational setting. Drawing on social exchange theory, we propose that the effect of perceived organizational support (POS) on OID is stronger for employees with stronger exchange ideology. We further argue that employee investment in an organization may also create a social exchange process that positively influences OID. We expect that employee investment moderates not only the effect of POS on OID, but also the enhancing effect of exchange ideology on the effect of POS on OID. Specifically, POS has a stronger positive effect on OID when exchange ideology is high and employee investment is low. When employee investment is high, POS has a weaker effect on OID regardless of employees' exchange ideology. These effects were empirically supported by a survey. Theoretical and practical implications are also discussed.  相似文献

Occupational stress has been a concern for human resource managers in light of research investigating the work stressor-employee adjustment relationship. This research has consistently demonstrated many negative effects between stressors in the workplace and employee adjustment. A considerable amount of literature also describes potential moderators of this relationship. Subjective fit with organizational culture has been established as a significant predictor of employee job-related attitudes; however, research has neglected investigation of the potential moderating effect of subjective fit in the work stressor-employee adjustment process. It was predicted that perceptions of subjective fit with the organization's values and goals would mitigate the negative effect of work stressors on employee adjustment in an employee sample from three organizations (N = 256). Hierarchical multiple regression analyses revealed support for the stress-buffering effects of high subjective fit in the prediction of physical symptoms, job satisfaction, and intentions to leave. The theoretical and practical implications of the results are discussed.  相似文献

Cross-cultural research shows that while the concerns about organizational justice may be universal, operationalization of justice standards is highly particularistic (Greenberg 2001). The present study explores the dimensionality of organizational justice in the Indian context. Apart from procedural justice, interpersonal justice and informational justice, another justice dimension, labelled as empowerment justice, emerged during the study. Next, the study tests the relationships between justice dimensions and Organ's (1988) 5-factor conceptualization of organizational citizenship behaviour (OCB), namely helping, compliance, sportsmanship, courtesy and civic virtue behaviours. The perception of empowerment justice influences helping, compliance, sportsmanship, and civic virtue dimensions of OCB. Interpersonal justice significantly predicts courtesy behaviour. Implications for theory and practice are discussed.  相似文献
