文章以湖南省十家大中型企业251名员工为研究对象,构建了一个包括变革型领导、组织公平、组织政治知觉和组织信任在内的概念模型,运用结构方程建模方法,探讨变革型领导对员工组织信任的影响机制。研究结果表明,变革型领导不仅对员工组织信任具有直接显著的正面影响,而且还通过组织公平、组织政治知觉对员工组织信任产生间接的显著影响,组织公平和组织政治知觉是变革型领导影响企业员工组织信任的中介变量。文章的研究结论对我国企业的人力资源管理具有直接的现实意义。  相似文献

作为一种战略资源,隐性知识已成为影响当下企业竞争优势地位的重要因素。文章基于社会交换理论和个体—环境匹配理论,以组织承诺为中介变量,主动性人格为调节变量,构建了责任型领导对员工隐性知识共享意愿的影响模型。结果表明,责任型领导对员工隐性知识共享意愿具有显著正向影响;员工组织承诺在二者的关系间发挥了部分中介作用;员工的主动性人格正向调节了责任型领导对员工隐性知识共享意愿的积极作用。该研究结论为企业提高员工间隐性知识共享、增强自身竞争能力提供了一定参考。  相似文献

文章以互惠理论为基础,考察企业社会责任与员工角色外行为之间的作用机制。对845个有效样本进行实证研究发现:第一,企业履行社会责任能显著影响员工的角色外行为,对员工组织公民行为具有显著正向作用,对员工反生产行为具有负向作用;第二,企业在不同社会责任维度上的表现,对员工角色外行为的影响具有差异性;第三,员工感知到的公平感对企业社会责任与员工角色外行为具有重要作用,即员工感知到的分配公平越高,由员工责任导致的组织公民行为越积极,反生产行为越低;员工感知到的程序公平越高,由市场责任导致的组织公民行为越高,反生产行为越低,由公共责任导致的反生产行为越低。实践中,为有效实施企业社会责任管理,企业在进行社会责任行为投资时,应明确企业社会责任管理的目标,根据所要获得的不同员工角色外行为开展有针对性的管理。与此同时,企业还应建立科学、有序的分配流程与管理制度,提高员工感知公平,为员工创造良好的工作氛围,使员工在公平、有序的环境下协同工作,提高企业社会责任对员工角色外行为的影响和作用。  相似文献

文章通过针对我国生产制造型企业员工的问卷调查采集相关数据,利用相关分析和层级回归分析,研究雇佣保障对员工组织公民行为的影响机制,尤其是研究员工对企业的信任在其中的中介作用。实证结果表明,雇佣保障与员工的组织公民行为显著正相关,员工对企业的信任在雇佣保障影响员工组织公民行为的过程中起完全中介作用。  相似文献

本研究以珠三角地区253名企业员工为研究对象,基于领导理论和知识分享理论建构了授权领导与创新行为关系的模型,并对组织信任和知识分享在这个过程中的中介作用进行了验证。研究发现:(1)授权领导对组织信任、知识分享与员工创新行为有显著的正向影响;(2)组织信任在授权领导与员工创新行为的关系中起部分中介作用;(3)知识分享在授权领导与员工创新行为的关系中起部分中介作用。  相似文献

组织认同是影响员工一系列组织行为的重要态度变量,研究其影响因素以及这些因素与组织认同间的作用机理很有现实意义。作为企业重要管理者,职业经理人的行为是影响员工组织认同度的重要因素,研究发现职业经理人可信行为与员工组织认同显著正相关,员工对经理人的认知和情感信任在二者间均发挥了部分中介作用,心理安全感对职业经理人可信行为与员工组织认同的关系起调节作用,据此提出了提升员工组织认同度的建议。  相似文献

文章以333名员工和68名主管在两时间点进行的配对调查为样本,基于群体卷入模型的研究视角,探析了高参与人力资源实践与员工前瞻行为之间的关系,对员工感知的高参与人力资源实践如何通过员工组织地位感知促进前瞻行为进行了研究。研究结果表明,员工感知的高参与人力资源实践能够正向预测员工的前瞻行为,而员工组织地位感知在这一关系中起完全中介作用。同时,员工主动性人格会削弱组织地位感知对前瞻行为的正向影响,即相对于高主动性人格的员工,主动性人格较低的员工更易受到由高参与人力资源实践导致的组织地位感知的正向影响,进而更多表现前瞻行为。  相似文献

This study examines to what extent perceived corporate social responsibility (CSR) reduces employee cynicism, and whether trust plays a mediating role in the relationship between CSR and employee cynicism. Three distinct contributions beyond the existing literature are offered. First, the relationship between perceived CSR and employee cynicism is explored in greater detail than has previously been the case. Second, trust in the company leaders is positioned as a mediator of the relationship between CSR and employee cynicism. Third, we disaggregate the measure of CSR and explore the links between this and with employee cynicism. Our findings illustrate that the four distinct dimensions of CSR of Carroll (economic, legal, ethical, and discretionary) are indirectly linked to employee cynicism via organizational trust. In general terms, our findings will help company leaders to understand employees’ counterproductive reactions to an organization, the importance of CSR for internal stakeholders, and the need to engage in trust recovery.  相似文献

This study seeks to determine how organizational citizenship behavior (OCB) can be influenced by employee perception of the benefits arising from their involvement with corporate social responsibility (CSR) activities. The work is significant because of growing investment in CSR activities involving employees and increased firm expectations of employee dissemination of CSR information. A unique model examined how two types of perceived benefits, accruing to US-based employees from their CSR engagement, impacted OCB. The variable of co-worker-directed CSR advocacy was used as a unique measure of OCB. An integrative theoretical framework combined social exchange theory with organizational citizenship behavior to provide a more comprehensive understanding of relationships. The first employee benefit tested was hedonic value, while the second was perceived community value. CSR reputation was modeled as a mediating variable. Data were collected via two scenario-based experiments based at each respondents’ workplace. Analytical techniques included analysis of co-variance and structural equation modeling using partial least squares. While both types of benefit had a significant effect on co-worker-directed CSR advocacy, the pathways differed. Perceived community value had a stronger effect on the mediating variable of CSR reputation, and consequently a significant indirect effect on the dependent variable. In contrast, hedonic value directly affected co-worker-directed CSR advocacy with CSR reputation playing no mediating role. This study contributes to the CSR literature through better understanding of the processes leading to the organizational citizenship behavior variable of co-worker-directed CSR advocacy. This dependent variable extends previous conceptualizations of OCB.  相似文献

Product-harm crises can negatively affect a firm's corporate image, reputation, and credibility. This research investigates antecedents and factors that can impact the extent to which frontline employees will be supportive of their organization when the firm faces such a crisis. Leveraging social exchange theory and its focus on reciprocal exchanges, we theorize and test processes using regression models, which shed light on how managers can solicit employee support during crises situations by providing the frontline employees with ethical and supportive working conditions. To offer convergent validity across multiple methodologies, we also test the influence of experimental effects of the relative severity of a crisis and whether a firm was quick or slow in its response on frontline employee support. Furthermore, our research demonstrates that the firm's strengths in corporate social responsibility, the employees' organizational citizenship behavior, and employee organizational identification serially mediate the supportive relationship, which provides a unique contribution to the marketing literature. Finally, we provide managerial implications to further enhance frontline employee support.  相似文献

以企业声誉理论、组织公民行为和渠道行为治理等理论为基础,分销商角色外利他行为为研究对象,提出了供应商企业声誉、合同治理与分销商角色外利他行为之间关系的概念模型。以分销商为调研样本,通过问卷调查获取了214份有效调研数据,采用层级回归分析方法对研究假设进行了检验。实证分析表明,供应商企业声誉的不同维度均对分销商角色外利他行为有显著的正向影响;同时合同治理在供应商企业声誉与分销商角色外利他行为关系中起着不同的调节作用。合同治理弱化了供应商分销能力声誉、创新声誉与分销商角色外利他行为的正向关系,强化了供应商公平交易声誉对分销商角色外利他行为的正向作用。研究启示供应商要积极运用声誉治理来激发分销商角色外利他行为,同时在此过程中要充分注意合同治理的边界条件,实施差异化策略来提高渠道治理绩效。  相似文献

Research on corporate social responsibility (CSR) has tended to focus on external stakeholders and outcomes, revealing little about internal effects that might also help explain CSR-firm performance linkages and the impact that corporate marketing strategies can have on internal stakeholders such as employees. The two studies (N = 1,116 and N = 2,422) presented in this article draw on theory from both corporate marketing and organizational behavior (OB) disciplines to test the general proposition that employee trust partially mediates the relationship between CSR and employee attitudinal and behavioral outcomes. Both studies provide evidence in support of these general relationships. Theoretical and practical implications of these findings are discussed in the context of CSR and corporate marketing research.  相似文献

根据复合治理理论,文章分别探讨关系型治理中的柔性规范和团结性规范作为调节因素在合同治理和信任对企业角色外利他行为影响中的调节作用以及角色外利他行为对企业自身绩效的影响。文章通过调查获得了158份来自经销商的有效问卷,应用SPSS17.0和AMOS18.0对数据进行分析并对假设进行了检验。结果表明:合同治理促进经销商角色外利他行为,柔性规范对其有正向调节作用;信任对经销商角色外利他行为有正向影响,团结性规范对其有正向调节作用;经销商的角色外利他行为对企业自身的绩效有显著促进作用。文章最后为企业的渠道管理提出了相关建议,并指出未来可能的研究方向。  相似文献

Main goals in this study are to analyse the effects of corporate identity management (CIM) on the employees’ responses, and the moderating effects of two employee personality traits: proactive personality and resistance to change. Two hundred and ninety-three branch managers in the banking sector in Spain participated in the study, and their responses were analysed through structural equation modelling. Results show that organizational identification is a key variable to explain the CIM effects on employees’ responses. Moreover, employees’ proactive personality and resistance to change exert a moderating influence on the way identification leads to extra-role behaviours. Human resource practices should take into account that proactive employees are more prone to externalize their identification by spreading positive WOM. Besides, identification with the organization will lead to loyalty, especially in employees with low resistance to change.  相似文献

This paper studies the relationship between organizational ethical climate and the forms of organizational citizenship behavior (OCB), including in-role and extra-role behaviors, and examines the mediating effect of employee loyalty. A sample of employees from a traditional Hong Kong-based company was used as a study group. The purpose of this study was to examine the causes and implications of how various ethical work climates affect employee performance. Based on a model proposed by Victor and Cullen, ethical climate is arranged from lower levels to higher levels. The results suggest that lower levels of ethical climate (instrumentality and independence), characterizing a weak relational contract between employee and employer, are associated with negative extra-role behavior. In contrast, higher levels of ethical climate (caring and law-and-code), symbolic of a strong relational contract at work, are associated with positive extra-role behavior. Moreover, normative commitment mediated a positive relationship between caring and identification with the company, whereas attitudinal loyalty mediated the negative relationship between independence and altruism. This two country study examines the effect of corporate ethical values and enforcement of a code of ethics on perceptions of the role of ethics in the overall success of the firm. Additionally, the impact of organizational commitment and of individual variables such as ethical idealism and relativism was examined. The rationale for examining the perceived importance of the role of ethics in this manner is to determine the extent to which the organization itself can influence employee perceptions regarding ethics and social responsibility. Results indicate that all of the variables tested, except relativism, impacted upon one’s perceptions of the importance of ethics and social responsibility. Perceptions of the importance of ethics and social responsibility also varied depending upon country of residence with the U.S. sample having somewhat higher perceptions concerning the importance of ethics and social responsibility than their counterparts in Spain. Furthermore, when comparing the two samples, the U.S. sample had significantly higher corporate ethical values, greater enforcement of ethical codes, less organizational commitment and both lower idealism and relativism.  相似文献
