Attracting qualified staff is pivotal for organizational competitive advantages. However, little is known about which employer characteristics mainly drive job choice, or about how applicants evaluate certain organizational characteristics. Moreover, recent recruitment research hints that the influential weight of organizational characteristics on job choice may be contingent upon applicants' involvement. By using conjoint analysis, we test the impact of different organizational and job characteristics as well as the moderating role of involvement. The results suggest that involvement increases soft factors, while decreasing the effect of payment on job choice.  相似文献

As downsizing and restructuring have become global phenomena, the impact of job insecurity on employee attitudes has received significant attention. However, research examining the role of cultural dimensions has been largely unexplored. Drawing on the conservation of resources theory, we investigated whether the relationships between both quantitative job insecurity (i.e. the perceived threat of job loss) and qualitative job insecurity (i.e. the perceived threat of losing valued job features) and employee attitudes (job satisfaction and turnover intention) differ in culturally distinct regions. This was examined using representative employee samples from two regions of Switzerland which differ in societal practices uncertainty avoidance and performance orientation: the German-speaking (n = 966) and the French-speaking (n = 307) regions. Our research indicates that whereas the relationship between quantitative job insecurity and turnover intention is stronger in the French-speaking region where there is higher societal practice uncertainty avoidance, the relationship between qualitative job insecurity and job satisfaction is stronger in the German-speaking region where there is higher societal practice performance orientation.  相似文献

Job design is one of the most frequently researched practices in the Human Resource Management (HRM) literature, and knowledge sharing has become an important and heavily researched managerial practice. The links between these practices, however, have received little attention in the literature. We argue that job design matters to knowledge sharing for motivational reasons. Specifically, jobs contain characteristics that stimulate different kinds of motivation toward knowledge sharing, which have different effects on individual knowledge sharing behavior. We develop six hypotheses that unfold these ideas and test them on the basis of individual‐level data collected within a single firm. The hypotheses are tested in a LISREL model that confirms that job characteristics, such as autonomy, task identity, and feedback, determine different motivations to share knowledge, which in turn predict employees' knowledge sharing behaviors. © 2009 Wiley Periodicals, Inc.  相似文献

This paper empirically investigates households' residential mobility and job change decisions under uncertainty. We allow households' degree of risk aversion to be a confounding factor in the joint decision of residential mobility and job changes. Using panel data to estimate a random effects multinomial probit model of households' joint decision of residential and job mobility, our empirical results show that risk aversion discourages a household from making any changes. Moreover, when compared to single changes in either job or residential locations, risk aversion is more discouraging for joint changes to more central residential locations and less discouraging for joint changes to more distant residential locations. These effects are statistically significant, albeit small in magnitude. Our empirical results demonstrate the uncertainty does play a role in households' job and residential mobility decisions.  相似文献

Although pay secrecy continues to garner attention in human resource management, little research examines how these policies impact employees. Research inconsistently links secretive pay policies to unfavourable outcomes but has yet to consider that employees may have varying attitudes toward these policies. We examine how employee preferences modify the effect that organisational pay secrecy policies have on employee attitudes in a sample of 431 employed adults. To accomplish this goal, we create measures of pay secrecy policies and pay secrecy preferences that each differentiate two facets of pay secrecy: distributive pay non‐disclosure and communication restriction. Polynomial and moderated regression analyses indicated that disparities between employee preferences and organisational pay secrecy policies can reduce job satisfaction and perceptions of informational, interpersonal, and procedural justice under certain circumstances. These results simultaneously highlight the importance of employee attitudes toward pay secrecy policies and the challenges human resource practitioners face in managing employees with diverse preferences.  相似文献

Employee resistance has long been recognized as a key constraint on the success of organizational change initiatives. However, it is only recently that employee attitudes towards working in teams has been specifically investigated as a factor influencing team effectiveness. Using data from 218 employees in 40 self-managing work teams, we examined the relationship between trust, individualism, job characteristics and team members' attitudes towards teamwork. Providing a partial test of Mayer et al.'s (1995) relational model of trust, the results indicate that the two situational forms of trust (trust in co-workers and trust in management) were stronger predictors of an employee's preference for teamwork than propensity to trust. Trust in co-workers was found to partially mediate the relationship between a person's propensity to trust strangers and their preference for working in a team. The importance of considering the dispositional variables of propensity to trust and individualism as factors that influence an employee's preference for teamwork, as well as their trust in management, trust in co-workers and their opportunity for skill utilization are discussed.  相似文献

This study investigates the relationships between overall job satisfaction and the five task dimensions of skill variety, task identity, task significance, autonomy, and feedback-from-job for employees at different stages of their careers, as measured by their length of employment on their current jobs, as well as in their current organizations. Basically, the analysis shows that the strength of the relationships between job satisfaction and each of the task dimensions depends on both the job longevity and organizational longevity of the sampled individuals. For employees new to an organization, for example, only task significance is related positively to job satisfaction, while autonomy has a strongly negative correlation. The study presents other significant correlational differences and discusses the implications of its findings for task design, as well as for managing new employees. Approximately 3500 respondents from four different governments--two metropolitan, one county, and one state--participated in the collection of survey data.  相似文献

We consider a general equilibrium model of pure exchange economies with endowment externalities. Consumers’ behaviors depend not only on their own consumption but also on the endowments of the other consumers. Applying the same method of analysis in Balasko (2015) about wealth concerns, we first show that almost all properties of equilibrium, including smooth equilibrium manifold and genericity of regular economies, can be directly extended to the economy where the demand function depends on the endowments of others and wealth of only one consumer. Next, we clarify the sufficient conditions under which those properties remain true in the economy with the most general form of endowment externalities. Finally, we generalize the above sufficient conditions to derive generic regularity results in the economy with both consumption and endowment externalities.  相似文献

We characterize lexicographic preferences on product sets of finitely many coordinates. The main new axiom is a robustness property. It roughly requires this: Suppose x is preferred to y; many of its coordinates indicate that the former is better and only a few indicate the opposite. Then the decision maker is allowed a change of mind turning one coordinate in favor of x to an indifference: even if one less argument supports the preference, the fact that we started with many arguments in favor of x suggests that such a small change is not enough to give rise to the opposite preference.  相似文献

We consider the measurement of the cost of job displacement. With a Canadian panel survey we compare the consumption growth of households that experienced a permanent layoff to a control group of households that experienced a temporary layoff with known recall date. Because the firms employing the latter group are providing insurance, these workers approximate a benchmark of full insurance against job loss shocks. We estimate that permanent layoffs experience an average consumption loss of between 4% and 10%. Older workers and workers with high job tenure have losses closer to the top of this range.  相似文献

Service organizations commonly achieve job satisfaction through internal service quality (ISQ), job standardization, and enhanced customer orientation. However, unlike employees working at headquarters, branch employees do not have access to timely responses and organizational support. This study, using flight attendants working offsite as research samples, looked at how workplace supervisor and co-worker support mediate ISQ and job standardization that contribute to job satisfaction. The results indicated that ISQ and job standardization in branch offices may, directly or indirectly, affect job satisfaction through support from supervisors and co-workers, which strengthened customer orientation. ISQ had a higher impact on supervisor support than on co-worker support, and job standardization had a higher impact on co-worker support than on supervisor support. Based on these findings, a customer-oriented model was established for the branches, and a number of suggestions on theory and managerial implementation were proposed.  相似文献

This study applies the concept of job specialization and job rotation based on early principles of job design in solving employees' perception of job burnout, using employees of Taiwan's high-technology industry as targets for re-examination. In past management systems of traditional industries, job rotation was adopted to address employees' feelings of monotony, boredom and fatigue as a result of job simplification and specialization. However, with the advancement of technology, shortening of technical life cycles and changes in job characteristics, the relationship between job rotation, job specialization and job burnout is now different from in the past. The results from 304 valid samples collected from employees of Taiwan's high-technology industry reveal that the adoption of job specialization in high-tech industry in fact raises professional efficacy and reduces employees' feeling of job burnout, which is opposed to the benefits of job design purported in past management systems. Therefore, this paper seeks to re-examine the relationship between the three variables. By implementing job rotation or job specialization systems as means to address issues related to employees' job burnout, organizations should not only consider the benefits to job management, but also adjust according to technology and environmental changes. Only by doing so could organizations release the maximum potential from human resources management systems.  相似文献

South East Asian petroleum retailers are under considerable pressure to improve service quality by reducing turnover. An empirical methodology from this industry determined the extent to which job characteristics, training opportunities, age and salary influenced the level of job satisfaction, an indicator of turnover. Responses are reported on a random sample of 165 site employees (a 68% response rate) of a Singaporean retail petroleum firm. A restricted multivariate regression model of autonomy and training opportunities explained the majority (35.4%) of the variability of job satisfaction. Age did not moderate these relationships, except for employees >21 years of age, who reported enhanced job satisfaction with additional salary. Human Capital theory, Life Cycle theory and Job Enrichment theory are invoked and explored in the context of these findings in the South East Asian retail petroleum industry. In the South East Asian retail petroleum industry, jobs providing employees with the opportunity to undertake a variety of tasks that enhanced the experienced meaningfulness of work are likely to promote job satisfaction, reduce turnover and increase the quality of service.  相似文献

Social security is commonly viewed as a commitment device for hyperbolic consumers. We argue that such common intuition is not consistent with formal economic theory. In a model where the government can choose either time-consistent or time-inconsistent policies to govern its social security arrangement and credit markets are complete, only a time-inconsistent policy achieves true commitment by hyperbolic consumers. This rules out a traditional social security program as a commitment device.  相似文献

This paper studies the tendency for incomplete preference structures to be associated with equilibrium price indeterminacies in an Arrow–Debreu–McKenzie state-contingent setting. It is shown that the presence of a sufficiently smooth stochastic production technology is inconsistent with equilibrium price indeterminacies even if all individuals have incomplete preference structures. A particularly convenient characterization of Paretian equilibria in the presence of incomplete preferences, which allows Paretian equilibrium to be characterized using simple principles of convex optimization and (sub)differential analysis, is also developed.  相似文献

This paper investigates the process that leads from job dissatisfaction to new business opportunities in organizations that offshore R&D activities to emerging countries. Specifically, we investigate a major source of job dissatisfaction for offshore professionals: the misalignment between the work that they perform and their professional identity. Our findings indicate that offshore professionals react against the perception of a threat to work‐identity integrity through individual and collective job crafting. A significant outcome of job crafting is the introduction of new markets, industries, and services, which in turn may change a professional's job design. The perceptions of the compatibility of organizational identity with professional identity and with new idea recognition on the one hand, and of distant and local social support on the other, act as intervening conditions in the process. We discuss theoretical contributions to the evolution of offshoring, job crafting, and the interplay between organizational and professional identity, together with managerial implications.  相似文献

Despite growing interest in the aging of the workforce, few investigations have explored a key aspect of diversity among older workers: whether or not they consider themselves retired. Using a sample of workers ages 50 and older from the National Study of the Changing Workforce (2008), we apply career development theory and the job demand–control(–support) framework to investigate potential differences between working retirees (i.e. employed older adults 50+ who consider themselves retired) and working non-retirees (i.e. employed older adults 50+ who do not consider themselves retired) in terms of their job characteristics (i.e. demands, control, support) and how these job characteristics are related to job satisfaction. We find that working retirees report lower job demands and higher social support, and that there is limited evidence for the buffering hypothesis. Individual disagreements are assumed to be reflected in the preferences. Distance functions, e.g., the well-known Kemeny (1959) metric, are used to measure these disagreements. However, a disagreement on how to rank the top two alternatives may be perceived more (or less) than a disagreement on how to rank the bottom two alternatives. We propose two conditions on functions which characterize a class of weighted semi-metric functions. This class of semi-metrics allows to quantify disagreements according to where they occur in preferences. It turns out one of these functions, “the path minimizing function”, is the only metric which generalizes the Kemeny metric.  相似文献
