This study investigates whether the conceptualization of contemporary careers corresponds with the career realities of global managers, a new type of international work in organizations. Based on in-depth interviews with 45 global managers, or managers having worldwide coordination responsibility, we examine whether their different career moves are triggered by factors that reflect a short-term perspective, a non-hierarchical course, self-management, and internal values. The findings have implications for both the career and international human resource (HR) literature. They highlight that a balanced approach better captures the career realities of global managers and suggest an altered meaning of midcareer experience. They further point to the continuing importance of headquarters, question the necessity of an international career anchor, and indicate the opportunities of flexible global work to achieve a stable family life.  相似文献

This systematic literature review explores studies addressing the objective career success and subjective career success of company-assigned and self-initiated expatriates after their long-term international assignments. Expatriate work is defined as high-density work that affects employee learning and career trajectories. We develop a holistic expatriate career success framework exploring the following questions: 1) What individual career impact results from international assignments? 2) What are the antecedents of such career success? and 3) What are the outcomes of assignees’ career success? A previously neglected range of theoretical perspectives, antecedents, and outcomes of expatriate career success is identified. Subsequently, a threefold contribution is made. First, we extend the conceptualization of international work density to unveil the differences between general and global career concepts. Second, we identify promising theories that have not been utilized in expatriation research, emphasizing context-related and learning theories that chime with the specific nature of global careers. Lastly, we suggest an extensive future research agenda.  相似文献

The changing nature of work has resulted in major transition in the shape of careers and their management within and outside organizations. Scholars, though, tend to suggest that the changes are overwhelming and colossal, whereas in reality much has remained stable. In this paper, I bring a balanced view of the management of careers in organizations and beyond. This paper takes into account recent developments in the nature of the business environment, and at the same time acknowledges that much of the basics in career development theory and practice is still valid for Western societies.  相似文献

The Chinese finance industry has experienced significant expansion both within the state sector and into the private sector. Professional consultancy firms have also emerged as a result of the rising interest in the outsourcing of accounting and management services. However, the study of women's careers in the accountancy profession in contemporary China remains largely an uncharted territory. Drawing on data from 69 interviews with auditors in five firms, this article investigates the nature of work of external auditors in China and how women auditors view their work‐life choices and constraints. We explore the likely differences between male and female auditors in their career aspirations and the extent to which these self‐perceived differences are informed by social conventions of gender role, organizational practices, and personal preferences. The study has strong implications for human resource management in professional service firms in China, with particular reference to job design, work organization, career support, and work‐life balance initiatives. The study contributes to the debate on gender, employment, and career development in the accountancy profession in different parts of the world. © 2013 Wiley Periodicals, Inc.  相似文献

Questionnaire and interview data were gathered on 150 People's Republic of China female managers who were contrasted with their counterparts in the U.S. and Southeast Asia. Chinese female managers have little job mobility, pursue careers appraised by the Party and influenced by central government planning, work the most hours per week, and recommend the political/ideology path as the fastest route to the top. They are comparatively less educated, progress under a patrilineal tradition, recommend business courses as a means of preparation for managerial responsibilities, and slowly are gaming opportunities in fob selection.  相似文献

Due to extensive changes to higher education in Britain, it is possible that graduates entering the labour market will have work experiences approximating to the ‘new’ career. We know little about whether this is a situation graduates are prepared for, or whether they welcome it. This article argues that a view about the changing nature of careers from the employee's perspective is needed. It describes some research investigating the career preferences and career self‐management of UK graduates in different organisational contexts, and provides evidence to suggest that graduates' endorsement of the ‘new’ career is limited. Employability is a key concern, but graduates expect to be able to develop that employability within the context of a traditional career. The article concludes by considering the implications for organisational career management, arguing that the traditional career still has considerable value for both employers and employees.  相似文献

Abstract

This study investigates global career self-management behaviors of staff in an international governmental organization (IGO). The literature on global careers argues that individuals should maximize their career capital, operationalized in the intelligent careers (IC) concept as competencies, social networks, and motivations of persons related to their careers. The IC concept implies that career capital is transferable and argues that IC components are interrelated and self-reinforcing. We explored these assumptions through a case study in a United Nations (UN) organization. Using the IC framework we undertook 29 semi-structured interviews with international assignees, HR, and operational experts and conducted one focus group discussion with seven staffing coordinators. We found that the UN organization had high barriers to career capital transfer between head office and field stations. Therefore, the IGO staff experienced conflicting demands in terms of their career capital behaviors. Many staff did not focus on maximizing their career-relevant capabilities or social networks. Instead, they pursued international careers that intentionally sacrificed internal career progression in favor of their humanitarian aid duties. The research adds to the insights of the global careers literature and refines our understanding of the relationship of the organizational center to its foreign affiliates. The findings expose potentially contradictory behavioral implications of elements of the IC concept and call for a context-sensitive refinement. Managerial implications for resourcing, development, career management, and retention are discussed.  相似文献

Advocates of the boundaryless career perspective have relied to a great extent on the assumption that actors take responsibility for their own career development and that they consequently take charge of developing their career competencies. In this provocation piece, we debate the obstructions to and potential ways to promote boundaryless careers in the gig economy, which—despite appearing on the surface to offer suitable conditions for boundaryless careers—suffers from numerous conditions that hinder such careers. Thus, boundaryless careers in the gig economy could be an oxymoron. In particular, we conjecture that intraorganisational and interorganisational career boundaries restrict gig workers' development of relevant career competencies and thus limit their mobility. We then put forward the notion that we have to consider moving away from traditional, employer‐centric human resource management and introduce new forms of network‐based and self‐organised human resource management practices (in the form of collaborative communities of practice) in order to diminish these boundaries.  相似文献

This paper explores the experience of burnout and success in the professional and private lives of people in technical careers. Participants in the study were 51 male and 51 female engineers, who were matched as pairs on a variety of personal and job-related variables. An analysis of the data shows that the sampling design worked: the two groups are very similar in their organizational positions, share a similar outlook on their jobs, and have similar orientations towards their careers and lives. However, gender differences were revealed in the interrelationship between work and private life and its effect on measures of well-being such as feelings of burnout, satisfaction, enjoyment, and perceived success. Results indicate that male engineers are better able to integrate work success with private life than their female counterparts. For men, work and non-work success are compatible, while for women they seem to conflict. The results are discussed in the light of a theoretical proposition to view burnout in a person/environment-fit framework. Implications are drawn for career consultants and human resource managers in organizations that rely on technical expertise.  相似文献

This article is concerned with developing an understanding of the careers of women managers in China. Existing literature suggests that while women in China are comparatively well represented in management roles, they face distinctive pressures and barriers to their progress arising from entrenched patriarchal and collectivist aspects of the Chinese cultural tradition. However, little is known about how these aspects impact on women's orientations towards their careers and to what extent influential Western career theories are adequate in interpreting their experience. Drawing on interviews with 20 women managers in China, the article interprets women's orientations towards their careers in relation to their adherence to traditional gender roles and collectivist values. Using this framework, a fourfold taxonomy is developed which identifies “conformist,” “revolutionary,” “soloist,” and “dissident” orientations. The article suggests that Western career theories fail to capture the collective dimension, and thus do not account fully for the range of experience and orientations of Chinese women managers that are captured in the taxonomy. Implications, both practical and theoretical, are discussed. Recommendations are also made as to how management and career development policies might be developed in organizations in China in order to address the diverse needs and preferences of women managers. © 2014 Wiley Periodicals, Inc.  相似文献

Despite a rising career orientation among females and growing efforts of firms to alleviate work–family conflicts, female employees often find it difficult to combine career development with having children. Female careers appear more boundaryless than male careers, and gender differences in the sociological role model persist. Using exceptional longitudinal company data, this paper studies the return-to-job of female employees after first birth in the case of Germany with long Parental Leave coverage. Parental Leave durations often last for 3 years or longer. Our results show that more than 50% of those in Parental Leave do not return to their job afterwards. About 31% of female employees return to part-time work during Parental Leave, and among these, only 57% continue working in their job after the end of Parental Leave. And, having returned to their job after the end of Parental Leave, only 81% continue to work in their job one year after return. Furthermore, female employees have their first child, when their careers have been particularly successful. Overall, the evidence is consistent with the view that the birth of the first child and the experience of the subsequent work–life conflict can lead to a major reassessment of work preferences among female employees. Although a higher career orientation before birth is positively associated with a return-to-job, management must be aware that a sizeable share of female employees, even among the most career oriented and the most successful, may not return to their job after first birth.  相似文献

This article introduces the special issue of Human Resource Management Journal on International Human Resource Management in the 21st Century. We begin by considering some of the key aspects of the changing landscape of international business and the key emergent issues for IHRM at the beginning of the 21st century. Key themes which we consider include: the changing nature of the global economic landscape, with a particular focus on India, China and Central and Eastern Europe; increasing global terrorism in the post‐9/11 world; the changing nature of careers; and, finally, changing patterns of global staffing. While research suggests a link between individuals' prior international experiences and their future participation in global work, we know little about how and the conditions under which this relationship occurs. Drawing on career motivation theory, we conceptualize global identity as a mediator between individuals' density of prior international experiences—defined as the extent to which time spent in culturally novel countries has provided individuals with developmental opportunities—and their global work aspirations, which in turn leads to their global work involvement. Further, this multi-stage mediation model holds mainly when individuals receive positive feedback regarding their intercultural competencies (i.e., cultural intelligence) from their peers. We test our model using a multi-wave multi-source dataset spanning 6 years. We discuss implications for the literatures on prior international experiences and global careers.  相似文献

Knowledge workers are widely considered to represent the vanguards of a new employment era, characterised by a greater degree of balance in the relationship between the employer and the knowledge worker. This fundamental shift in power relations is expected to lead to the emergence of a new group of so‐called ‘free’ or empowered portfolio workers, who share boundaryless career arrangements and internationally ‘universal’ forms of flexibility. However, such propositions have been made without extensive comparative research. This paper therefore examines the organisation of knowledge worker careers and the nature of the temporal flexibility available to knowledge workers through an Anglo‐Dutch case‐study of a multinational consultancy firm. The data collected by this study provides little evidence to support the notion of free/boundaryless career models and demonstrates that national context has a significant impact on the construction of consultancy careers and the availability, level and form of flexibility offered to consultants.  相似文献

This study aimed at identifying the factors that working women in Cyprus are faced with which lead to experience discrimination, examining possible barriers that affect women's advancement and identifying organizational practices that assist them in achieving work–life balance. The data were collected by the distribution of a questionnaire, which was on a voluntary, anonymous and confidential basis and targeted women of four different occupational levels. Several barriers were identified, preventing them from advancement such as stereotypes, conflicting work and family obligations, lack of women role models and low levels of self-confidence. This research enhances women's awareness of the existence of gender discrimination at work and the barriers in their career advancement. It highlights the creation of company programs such as mentoring programs, refresher courses, flexible work hours and on-site childcare, which could help women in developing and advancing their careers as well as achieving work–life balance.  相似文献

In this paper, we take an identity project perspective on careers to explore how job seekers assess potential employers. Identity projects are individuals’ self-definitions in the light of their career development and personal aspirations and have the potential to further our understanding of careers. Drawing on focus group discussions of women seeking employment in STEM, we find four identity positioning strategies through which the women assess future employers. Our analysis illustrates the role of organizational images for shaping and realizing individuals’ identity projects. We contribute to research on identity projects by extending the concept’s focus to include job seekers as external organizational stakeholders and provide insight into their identity positioning. Furthermore, our study enhances the understanding of organizational image in the context of employee recruitment by outlining how individuals position themselves in relation to the organizational images they construct when reflecting on their identity projects and on the institutional context. Overall, we develop a more nuanced approach to understanding women’s interpretations of organizational identity claims (e.g., gender diversity claims) and thus extend current theorizing on recruiting women to STEM.  相似文献

Management consultants are a core group of knowledge workers, and interest in their work and the organisational environment in which they operate has intensified. However, the role of policies at a national and organisational level in influencing gender regimes in this field of work remains unclear. This paper examines the organisation of careers and flexibility from the perspective of management consultants from the UK and US offices of two case study firms. The findings cast light on the role of macro- and meso-level policies together with the characteristics of the occupation and its client-focus in gendering careers and flexibility. These outcomes point to the need for the structures and policies supporting women and flexible working in these types of firms to be modified accordingly, particularly given that these firms make recommendations to clients nationally and internationally.  相似文献

Global careers, typically defined as involving multiple international relocations including various positions and assignments in several countries, have recently received increasing research attention. This interest is driven by a growing corporate need for managers who are able to deal with global integration and co-ordination in large multinational corporations. An important aspect of the competency of a global manager is his or her social capital, i.e. the network relationships he or she possesses. However, while the concept of social capital has been widely used in a number of research fields recently, it has received relatively little attention thus far in the IHRM context. This paper contributes to this research gap, and seeks to answer the empirical research question of how multiple international relocations affect the social capital of a manager. Our qualitative interviews of 20 Finnish MNC managers with global careers identified that such careers represent a ‘social capital paradox’. Global careers are characterized by a broad and diverse network of both internal and external ties. This breadth and diversity relate to (1) the managers' internal contact networks of weak ties (2) their internal support networks of strong ties and (3) their external networks of both strong and weak ties. These typical characteristics represent three major social capital paradoxes in the sense that they carry both significant social–capital-related benefits as well as potential risks.  相似文献

Drawing on evidence from a unique data set of in‐depth qualitative interviews with 12 female CEOs (and 139 male CEOs) of global corporations, we explore what enables some women to become CEOs. By drawing on our data from male and female CEOs, we set the scene by comparing the advice they would give to young women as they start their careers. We then focus the rest of our article on the experiences and career trajectory of the 12 female CEOs. We make three theoretical contributions: We identify, at the individual level, how women can take active ownership of their careers as part of a self‐acceptance process; how they can embrace gynandrous leadership as part of a self‐development process where both feminine and masculine leadership behaviors are embraced, with the feminine being dominant to help move beyond gender stereotypes, and finally, how they translate leadership—rather than combine—gender‐based behaviors as part of a self‐management process to develop their unique leadership style. For each of these theoretical contributions at the individual level, we also provide two practical recommendations for HR practice and policy, one relating to the intraorganizational context and the second having institutional‐level implications. We conclude by discussing implications for future research.  相似文献
