This article examines the pattern and consequences of commitment to organisation and union amongst union members in a UK National Health Service Trust. Those who perceived the industrial relations climate as positive were more likely to be dually committed to both organisation and union. As anticipated, union commitment predicted union citizenship behaviours and intent to quit the union. However, organisational commitment predicted intent to quit the organisation but not organisational citizenship behaviour, which was predicted by union commitment. Findings suggest that those with a unilateral commitment to the union are more likely than the dually committed to engage in citizenship behaviours aimed at helping fellow members and colleagues, perhaps because they feel unconstrained by any strong loyalty to the organisation.  相似文献

This paper attempts to study the factors affecting industrial relations in the electronics industry in Hong Kong. Comparative surveys were carried out, in selected companies and a major union, with management and workers. Results showed that basic financial, physical and physiological factors are still important for affecting workers' attitude towards industrial relations. However, socio-psychological satisfactions are increasing as a result of demands by younger and better educated workers, the major workforce of the industry. The ‘pendulum’ attitude of workers towards the management and the unions leads to a delicate situation in the industrial relations of the industry.  相似文献

Commitment is an important part of business and a vocal part of the lexicon of many commentators and actors in the employment relations arena, including management, trade unions and policy makers. This is partly in the context of the interest in many countries in human resource management, in which commitment is seen as a key part, and the more recent ideas of ‘employee engagement’. Commitment, and the related topic of dual commitment, has also generated academic interest. However, much of the work has come from the US. This paper applies such ideas via a set of hypotheses in a different context – South Korea – with commonly viewed widespread high commitment, both to (and from) companies (e.g., strong internal labour markets) and unions (e.g., militancy). Is there a paradox in this duality, or can workers be committed to both companies and unions? What are the antecedents of this? This paper finds that workers can have dual commitment and that different factors affect the commitment to company and labour union, although labour–management relations climate, job satisfaction, as well as company tenure, are common predictors  相似文献

This study is unique in that it examines both managers' and workers' values and beliefs about employment relationships. It found that managers consider the employment relationship in their own workplaces unitarist rather than pluralist, but have mixed ideologies when considering society as a whole. Workers are strongly pluralist when considering society as a whole, but their workplace ideology is somewhat unitarist. A modest union impact on workers' perspectives is found, but little evidence to suggest union's effect commitment to the employing organization. Workers' commitment is to personal careers first and the organization second, while managers put the organization ahead of personal careers. Correlations exist between unitary views of the employment relationship, increased High Commitment Management (HCM) practices, and high levels of commitment. The purpose and contribution of this study is that it reports an assessment of the relation between workplace attitudes and beliefs and the efficacy and influence of management and union initiatives designed to impact them.  相似文献

This article examines the effect of transformational and laisser‐faire leadership on the part of local union leaders and immediate supervisors on the dual commitment of unionised workers. Building on the social information processing perspective, it is suggested that these leadership styles are linked to commitment through the workplace relations climate (WRC). Based on a sample of 834 unionised workers, our results suggest that WRC represents an important mechanism explaining the effect of the immediate supervisor's leadership in unionised settings. Results also show that transformational leadership on the part of union representatives is positively linked to union and organisational commitment. This article contributes to the WRC and dual commitment literatures by going beyond structural and institutional explanations and considering relational and actor‐related variables, such as leadership styles.  相似文献

This article examines the consequences of co‐workers' voice climate, defined as a shared perception regarding how individuals who work together within the same unit and who do not have formal authority over each other judge the ability to participate in decision making inside teams. We argue that co‐workers' voice climate may influence individuals' perception of quality of social exchange with the team, operationalised through team–member exchange. These high‐quality exchanges with the team should, in turn, promote higher individual affective commitment towards the team. Furthermore, we hypothesised that the social exchange with the supervisor, operationalised through leader–member exchange, buffers the effect of co‐workers' voice climate on team–member exchange. These hypotheses were tested using a sample of 183 employees belonging to 31 teams. Our findings supported the theoretical model that was proposed, attesting to the importance of considering co‐workers' justice climate in the prediction of individual work attitudes. The theoretical and practical implications of these results are discussed.  相似文献

This study tests a causal model that predicts the acceptance of organizational change using a sample of 761 employees from a large public hospital in the state of Victoria, Australia. The LISREL results indicate that employee acceptance of organizational change is increased by organizational commitment, a harmonious industrial relations (IR) climate, education, job motivation, job satisfaction, job security and positive affectivity, and is decreased by union membership, role conflict, tenure and environmental opportunity. Organizational commitment was found to act as both a determinant and mediator in the change process. Implications for the management of organizational change using human resource (HR) strategies and policies are discussed.  相似文献

This paper examines the factors influencing members' intent to participate in their union, drawing on a study of Hong Kong firefighters. As in Western studies, the main direct predictor of intent to participate is affective union commitment, but instrumentality is a relatively more important antecedent of affective union commitment and participation than in the Western studies. We found some evidence of frustration-aggression effects on intent to participate in ‘militant’ and ‘general’ union activities, although the latter was significant only among individuals who perceive management–employee relations as co-operative and trusting.  相似文献

It is apparent from existing research that little is known about the effectiveness of non‐union employee representation (NER) voice arrangements in Australian firms. This article examines both the non‐union Suncorp‐Metway Employee Council (SMEC) and union voice arrangements at an Australian financial services firm, Suncorp, and assesses their effectiveness in representing the needs of employees. This study is unique because it is one of the few examples of dual representation channels at a single firm. Overall the findings suggest that the effectiveness of union and NER arrangements is dependent on the union and NER voice channels being perceived by the workforce as both representative and able to act effectively or independently. However, while trade unions may provide greater voice than non‐union arrangements, the strength of voice is dependent on the legitimacy and effectiveness of trade unions in representing employees' interests at the workplace. The findings also suggest that the marginalisation strategy used by the union in excluding SMEC from its industrial campaigns, coupled with employees' perception of a lack of effective union voice, could impact negatively on the influence that unions may have on management decision‐making. This could also be perceived by employees as an inappropriate response by the union to management substitution strategies. As a consequence, any changes to industrial relations policy or trade union strategies regarding NER should be considered in the light of these findings.  相似文献

This article looks at the institutional-level negotiations and configurations between a ‘newcomer’ multinational, the trade union and the association of employers. Developing a relational approach based on Actor Network Theory, the article goes beyond the currently used convergence and divergence perspectives by looking at the effect of MNCs on human resource and industrial relations systems as a process of re-organizing identities and power positions of the actors. A qualitative study on the case of the entry of the first international company (Lidl) into the Finnish food-retailing sector suggests that an international company tends to become positioned as an authorial representative of the global market forces, superior to the national actors. A closer analysis reveals, however, that the trade union is granted with some strategic discretion in the emerging actor network whereas the association of employers appears as the least powerful actor in the evolving configuration. At a general level, the analysis of the Finnish case underlines the importance of examining the MNC effect from a theoretical perspective that pays full attention to the complexities and particulars of the process. Implications for internationally oriented human resource management and industrial relations research are discussed.  相似文献

This paper investigates gender organizing in China from the perspective of women employees in different industrial sectors and across ownership forms. It identifies women workers' views on their representation needs, level and effect of trade union activities, their related attitude towards unionism as well as alternative forms, if any, of organizing. The study reveals that women employees in government organizations, public sector, state-owned enterprises and private firms have significantly different needs and levels of identification with the union. It argues that the pluralism of employment relations in China across the spectrum of ownership forms and occupational groups should be given more recognition and attention than has been warranted.  相似文献

In this study, we examine the effects of two key variables associated with union effectiveness on the job performance of employees, and the mechanisms that explain such effects. More specifically, we investigate whether employees' perceptions that their union has a constructive relationship with management (industrial relations climate) and is able to act as an agent for their concerns (union instrumentality) promotes their job performance by enhancing their perceived job security and trust in management. Drawing on three waves of data from 303 employees and their immediate supervisors within 17 private enterprises in China, we find employees' perceptions of union effectiveness influence their job performance by enhancing both their perceived job security and trust in management. These findings are consistent with social exchange theory and conservation of resources theory. This article contributes to the literature by improving our understanding of how unions influence employees' work performance and by explaining how employees' perceptions of the industrial relations climate and union instrumentality influence their job performance. It also sheds light on the important issue of the effectiveness of unions in China, a country where the centrality of the Chinese Communist Party is often considered to have reduced the instrumentality of unions.  相似文献

The aim of this paper is to explore the nature of relationships between organizational culture and leadership behaviours in affecting employees' commitment to their work organization. Building on organizational commitment literature, this study used a survey methodology. Empirical evidence was obtained from 300 employees working in a large Greek service company. The analyses indicated that the culture orientations examined served as mediators in the relationship between leader behaviour and followers' affective and normative commitment to the organization. The findings also indicated that continuance commitment is a two-dimensional construct; the ‘personal sacrifices’ dimension was found to be related to organizational culture and transactional contingent reward. This research paper has key messages for practitioners contributing to the fields of commitment, organizational culture, leadership and human resource management.  相似文献

The paper explores the different patterns of labour relations in European companies. It is based on comparative research carried out in fifteen companies in Italy, France, Germany, Great Britain and Spain. 1 1This paper is based on a comparative research study conducted in 1991 in fififteen industrial companies in Italy, France, Germany, Great Britain and Spain. The research team consisted of Paolo Perulli and Ida Regalia (Italy), Alain Lipietz (France), Bruno Cattero (Germany), Paul Marignson (Great Britain) and Fausto Miguelez (Spain). In each country, three case studies were made of companies in thse chemical, food-procesing and engineering industries. Interviews were conducted with the company management as well as with workers' representatives and trade unionists. Of course, this methodology does not allow us to gen eralize our findings, even less to compare national or sectoral patterns. What it does allow us to do, however, is, first, to sugest hypotheses on common trends and major differnces by using the cases studied as anecdotal evidence; second, it allows us to show how apparently similar patterns of personnel management and of labour relations display different features im different cases; third, it enables us to see whether some of these features are systematically asociateed with other variables. View all notesIn each country, three companies in the chemical, food-processing and engineering industries have been studied, through interviews with the company management as well as with workers' representatives.

The starting point is the observation that employers' policies of Jabour relations are today more differentiated than in the recent past: while many employers tend to involve unions in the re-organization of work, have frequent meetings with them and grant them full recognition, others pursue more unilateral paths to industrial adjustment and others still adopt a mixed policy of union involvement on some issues or for some categories of workers and of individual bargaining on others.

An analysis of the major differences among the companies studied is then developed by illustrating three types of choices that managers have to make. The first concerns the extension of the involvement of workers' representatives in decisions. The second has to do with the use of direct relationships with individual workers, as an attempt to bypass the unions or simply as a new method to increase the overall information and communication. The third alternative regards the degree of homogeneity in the management of human resources, in which some rules and advantages may apply to either the whole labour force or some professional (and possibly age or gender) groups only.

In the final section, some possible determinants of the differences in employers' strategies of labour regulation between firms and countries are examined. Special attention is paid to two institutional factors: the role of legal rights to information, consultation and negotiation in different national contexts, and the type of workers' representatives which are present in the companies.  相似文献

Most publications on German industrial relations tend to focus on works councils but miss trade union delegates and senior delegates. Seeking to address this lack of research, a case study of a large manufacturing plant is used to examine the role of union delegates and senior delegates and their relationship to works councils. The case study seeks to show why works councils are inextricably linked to the union movement, even though both are structurally separated. Research findings support the notion that both are in a mutually supportive relationship. Furthermore, the evidence also suggests that trade union shopfloor representation is of crucial importance for works councils, industrial democracy and trade unions in German industrial relations.  相似文献

In 1997, Brazil's major energy company faced a loss of its monopoly as part of the country's structural reform. Many of its employees were recruited by new entrants to the oil and gas industry. In order to retain employees, the company initiated a multiyear planning process which included a redesigned human resource management model oriented to organizational commitment. This study examines the long-term influence of five employee personal characteristics (type of employment, job level, gender, education level and service time) on the affective, normative and continuance components of organizational commitment. The research was conducted in one of the company refinery and involved a questionnaire survey of all employees and interviews with senior managers. It was found that type of employment (company staff or contractor) had the greatest impact on affective and normative commitment, while service time and education level are the most significant contributors to continuance commitment. Gender and job level were found to have limited implication for commitment. The results demonstrate that the company response to structural reform had the long-term positive effect of binding employees to the organization.  相似文献

Over the past two decades, industrial relations (IR) have seen the continuous decline of trade unions and a growing interest in high performance work practices (HPWPs). Human resource researchers, examining the traditional adversarial IR strategies, are increasingly calling for more co-operative and innovative HPWPs in employment relations. Can traditional union adversarial strategies exist along with HPWPs or does one necessarily exclude the other? To answer this question, this study, using questionnaires collected from locally owned and multinational corporations in Taiwan, investigates the association between unionization rate and HPWPs. Contrary to most findings from the Western context, HPWPs were found to have a positive and statistically significant impact on unionization at the firm level in Taiwan. The positive impact may be result of close and friendly relationship between employers and unions and the practices of ‘employer-sponsored’ unions in Taiwan. Furthermore, traditional Confucian culture and institutional factors have strengthened the influence of HPWPs on unionization.  相似文献

This article explores the relationship between employment status (agency workers vs. permanent employees) and affective and normative job and co-worker commitment. Our study was conducted on employees from four metal companies in the Netherlands. As HRM practices seem to influence employee commitment, we performed 89 interviews across all four companies and included blue-collar workers, their managers (direct supervisors, HR managers and production managers), as well as works council members. To test our hypotheses on commitment differences, we conducted quantitative research within the companies (permanent employees N = 167; agency workers N = 54), all blue-collar workers. Results show that permanent employees and agency workers express similar degrees of commitment to their job and to their co-workers, apart from affective commitment to co-workers, which is lower for agency workers than for permanent workers. We argue that national legislation, as well as managers' attempts to offer HR practices equal to those of permanent staff, play a prominent role in stimulating agency workers' commitment.  相似文献

We investigate the moderating role of an individual's social value orientation (which refers to self‐ versus other‐regarding preferences) and of climate strength (which refers to the extent of agreement among group members on group norms and values) on the relationship between work group cooperative climate and affective commitment among professional employees. We develop two plausible but opposite hypotheses on the moderation effect of social value orientation, one based on the behavioural assimilation assumption and the other on goal transformation theory. We argue that the work group's climate strength is an important contingency factor that affects which of both contradictory predictions holds. In a sample of 209 academic employees of a Belgian university, we find support for our arguments. Specifically, a cooperative climate enhances the affective commitment of employees with a prosocial value orientation (as predicted by the behavioural assimilation argument) but only when there is strong consensus among group members about the group's climate (high climate strength). Conversely, for those whose social value orientation is towards the self rather than others, a cooperative climate enhances affective commitment (consistent with goal transformation theory), especially when the climate is not agreed upon (low climate strength). These findings underscore recent claims that the predictive power of different theories in organizational behaviour depends on an individual's motives and values. We discuss the implications of our findings for the management of work groups consisting of employees with different social value orientations.  相似文献
