A significant body of research has described effective leader behaviours and has connected these behaviours to positive employee outcomes. However, this research has yet to be systematically integrated with organizational justice research to describe how leader behaviours inform justice perceptions. Therefore, we conduct a meta‐analysis (k = 166, N = 46,034) to investigate how three types of leader behaviours (task, relational, and change) inform four dimensions of organizational justice (procedural, distributive, interpersonal, and informational) referenced to the leader and to the organization. Further, we examine the joint impact of leader behaviours and justice perceptions on social exchange quality (i.e., leader–member exchange), task performance, and job satisfaction. Our results suggest that leader behaviours differentially inform leader‐ and organization‐focused justice perceptions, and the joint effect of leader behaviours and justice perceptions offer more nuanced explanations for outcomes.  相似文献

The authors examine the relationship between gender and organizational justice perceptions and the implications of this relationship for organizing women. They employ a survey study design to confirm expectations associated with the anecdotal literature on this topic, namely that women place greater value on interactional justice than on distributive or procedural justice. Results indicate that gender leads to valuing interactional justice more highly only in interaction with race. Specifically, in contrast to white women and both white and black men, black women give greater weight to being treated with dignity and respect than to the other two organizational justice dimensions.

This study presents an analysis exploring how four types of justice (distributive, procedural, interpersonal, and informational) influence dyadic relationship performance in the buyer–supplier context. Underpinned by loose coupling theory, we build a mediating framework in which we propose that a high level of justice (or fairness) as mutually perceived by both parties drives buyer–supplier relationship performance through bolstered coupling links in mutual knowledge sharing, continuous commitment, and relationship investment. Our survey of 216 paired manufacturers (suppliers) and distributors (buyers) in China generally supports this argument, leading to a conclusion that justice is not a direct determinant of buyer–supplier performance but a critical conduit that nourishes mid-range coupling behaviors, which in turn promotes a successful relationship. Based on findings from this study, firms are encouraged to endorse all four kinds of justice in managing supply chain relationships. However, when constrained by resources, the recommendation for managers is to focus on achieving a high level of perceptual convergence on procedural justice and informational justice with the exchange partner, because mutual perceptions of procedural and informational justice have the strongest effects on coupling behaviors and buyer–supplier relationship performance.  相似文献

Changes in patterns of long-term employment make understanding the determinants of different career forms increasingly important to careers research. At the same time, the rise of dual-earner families demands greater attention to the ways in which gender and family characteristics shape careers than has been paid by traditional research. This paper addresses these issues, examining the determinants and consequences of intra-organizational and inter-organizational mobility, using a sample of employees from dual-earner couples. We find significant gender differences in these different types of career mobility, and in the effect of family relations on different forms of mobility. Women experience more inter-organizational mobility, while men experience more intraorganizational mobility. Having more children positively influences men's intra-organizational mobility, but increases inter-organizational mobility for women. Marital instability increases intra-organizational mobility among women, but has no effect among men. Each form of mobility has distinctive effects on objective and subjective indicators of career success for both men and women. Moving between organizations tends to depress earnings, but has no effect on how successful people feel in their careers. Job changes within an organization increase earnings, but have a negative effect on perceived success.  相似文献

We investigate whether women search longer for a job than men and whether these differences change over the life cycle. Our empirical analysis exploits German register data on highly attached displaced workers. We apply duration models to analyze gender differences in job search taking into account observed and unobserved worker heterogeneity and censoring. Simple survival functions show that displaced women take longer to find a new job than comparable men. Disaggregation by age groups reveals that these differences are driven by differential behavior of women in their prime-childbearing years. There is no significant difference in job search duration among the very young and older workers. These differential outcomes remain even after we control for differences in human capital and when unobserved heterogeneity is incorporated into the model.  相似文献

This article explores the nature and origins of wage differences between men and women in the context of a single large financial services organization. Data collected on 800 women and 1831 men showed that modest wage differences do exist and that they tend to be concentrated primarily in managerial levels. Two possible sources of bias in evaluation were assessed – performance appraisal ratings and the translation of performance appraisal ratings into salay. Our analyses showed that performance appraisal ratings, on average, do not differ between men and women at the same level; however, the relationship between performance appraisal ratings and salary was stronger for men then women, particularly at higher levels. This suggests that the salary allocation process, and not the performance appraisal process, may be the source of bias in large organizations.  相似文献

Reward choice – employees' ability to exercise control over the formal rewards they receive from work – is an important part of many HRM strategies. Reward choice is expected to increase employee performance, but conflicting findings highlight the need to better understand how and when it will do so. Based on fairness heuristic theory, we predicted that procedural justice mediates reward choice's influence on performance, and that choice attractiveness moderates that influence. A field study and an experiment both had similar results, supporting our predictions. Reward choice can increase performance by as much as 40 per cent, but only when the available choices are attractive to employees.  相似文献

Cross-cultural research shows that while the concerns about organizational justice may be universal, operationalization of justice standards is highly particularistic (Greenberg 2001). The present study explores the dimensionality of organizational justice in the Indian context. Apart from procedural justice, interpersonal justice and informational justice, another justice dimension, labelled as empowerment justice, emerged during the study. Next, the study tests the relationships between justice dimensions and Organ's (1988) 5-factor conceptualization of organizational citizenship behaviour (OCB), namely helping, compliance, sportsmanship, courtesy and civic virtue behaviours. The perception of empowerment justice influences helping, compliance, sportsmanship, and civic virtue dimensions of OCB. Interpersonal justice significantly predicts courtesy behaviour. Implications for theory and practice are discussed.  相似文献

The present article discusses the state of the science regarding the connection between organizational justice and organizational citizenship behavior (OCB) as reflected by the articles included in this issue. The research described in these articles reaches a conclusion in need of further elaboration—namely, that people will behave altruistically toward the oroganizations in which they work when they believe those organizations have treated them fairly. Various conceptual issues are discussed. These include: the willingness of people to express inequity distress by withholding OCB, the relative importance of procedural justice compared to distributive justice as a determinant of OCB (especially the social aspects of procedural justice), and the extent to which a reduction in OCB may reflect a desire to influence another individual, or the organization in general. A variety of methodological issues are also discussed. In this connection, it is suggested that correlational, questionnaire measures be supplemented by open-ended interview studies as well as laboratory investigations. Moreover, if questionnaires continue to be used, then it is recommended that attempts be made to improve the validity of both measures of justice and OCB.  相似文献

This research investigates four key factors that influence the relationship between contextual ambidexterity and firm performance: two knowledge exchange elements (i.e., informational justice and task conflict) and two aspects of the internal competitive environment (i.e., resource competition and reward interdependence). These components define a firm's ability to convert its ambidextrous posture into enhanced performance. A sample of Canadian-based firms shows that the contextual ambidexterity–firm performance relationship is amplified at higher levels of informational justice and reward interdependence but suppressed at higher levels of task conflict and resource competition. Previous research has established that relationships with authority figures and procedural justice perceptions are important in terms of the way in which employees react to organizational procedures that affect them. What is less clear are the reasons why exchange quality with authorities is related to perceptions of process fairness and the role of procedural justice climate in this process. Results indicate that individual‐level perceptions of procedural justice, but not performance ratings, partially mediate the relationship between exchange quality and reactions to performance appraisals, and that procedural justice climate is positively related to perceptions of procedural justice and appraisal reactions. These results support a more relational than instrumental view of justice perceptions in organizational procedures bound by exchange quality with an authority figure. Our study suggests that it is essential for managers to actively monitor and manage employee perceptions of process fairness at the group and individual levels. © 2015 Wiley Periodicals, Inc.  相似文献

We test a job ladders theory of career progression within internal labor markets as developed by Lazear and Rosen (1990). The theory argues that gender promotion gaps are due to sorting of men and women into career tracks with different promotion opportunities based on ex ante quit probabilities. Analyzing US federal government employees using a dynamic unobserved panel data model, we find that job assignment is one of the strongest predictors of gender differences in promotion. We also find that women have to jump higher performance hurdles to promote across grades, but, within grades, their promotion probabilities are comparable to those of men. In this organization, women can be found in both fast- and slow-track jobs, based on their promotion history, suggesting that unobserved heterogeneity is revealed to the firm over the worker's career.  相似文献

This study uses the horizontal and vertical distinction within individualism and collectivism as a theoretical framework to predict differences in employee perceptions of organizational justice and gender inequity. In this study we survey 514 solicitors working in law firms in Hong Kong. Results of regression analysis indicated that horizontal-collectivism (HC) had a significant positive effect on procedural justice and vertical-individualism (VI) had a significant and positive effect on distributive justice. Vertical- and horizontal-individualism (VI and HI) had positive and significant effects on both perceived gender bias and perceived gender discrimination. We discuss the theoretical and practical implications of our findings and suggest future research directions.  相似文献

Women owners of small business are known to be better informed about issues relating to starting their own business compared to their male counterparts. Women spend more time conducting market research and have historically spent more time accessing finance because of gender bias within the lending industry. Due to their previous employment history many women have better administrative skills over men which should translate to women having better basic business management knowledge and a higher level of basic business competencies. Research conducted on a sample of 270 business owners found that whereas women rated themselves as more competent than men on a number of issues when they first started their business, they were no more inclined than men to pursue further business skills development or training once they were actively operating their business. Further, both women and men believed that they gained sufficient managerial experience ‘on-the-job’ not to warrant professional assistance in most business competencies.  相似文献

This large-scale longitudinal study examined the hypothesis that the experienced usefulness of performance appraisal interviews affects justice perceptions and that changes in work life contribute to this effect. Our findings from 6592 employees who were nested in 1291 work groups over a 4-year period and who at baseline had not applied for a performance appraisal interview support this prediction. Specifically, the results of multilevel regression analyses showed that interviews that were experienced as useful improved justice perceptions significantly. In contrast, when the interviews were experienced as unhelpful, the impact on justice perceptions was negative. Furthermore, during negative changes in work life, useful interviews were especially important in helping prevent the deterioration of justice perceptions. The implications for organizational justice and the usefulness of the performance appraisal are discussed.  相似文献

Applying social exchange theory and organisational support theory to a performance appraisal context, we hypothesised that perceived supervisory support would mediate the relationships between both interpersonal and informational justice, and trust in the supervisor. The data were collected from 526 full‐time working adults, who answered questions about the fairness of their organisation's current performance appraisal process. Using structural equation modelling, both calibration (n = 278) and cross‐validation (n = 248) field samples showed that perceived supervisory support mediated the justice–supervisor trust relationships. Our findings suggest that perceived supervisory support serves as a mechanism through which perceptions of interpersonal and informational justice foster trust in supervisors. Implications for organisational practice and areas for future research are discussed.  相似文献

Western employment practices have increasingly been used in emerging markets, but little is known about the factors influencing non-Western employees' views regarding Western employment practices. This paper presents a study that investigates the factors associated with Chinese employees' perceived appraisal accuracy. Based on the extant literature, the study tests six aspects of a performance appraisal (PA) system: employees' perceptions of distributive justice, procedural justice, interactional justice, administrative purpose, developmental purpose and the use of multiple raters. A mixed methods approach was used to collect the data; quantitative data collected from a survey were used to test the hypothesized relationships and qualitative data collected from interviews were used to help explain the underlying logic behind the relationships. The results of the hypotheses testing show that employees' perceived accuracy of PA is positively associated with the three types of justice and the two purposes of PA. The findings from the interviews indicate that employees' perceptions of appraisal accuracy are influenced by certain Chinese cultural characteristics and management traditions. The implications of the findings for research and practice are discussed.  相似文献

One of the most striking phenomena in recent years has been the increasing proportion of women in the labour force, enabling women in many fields to use their potential and to achieve economic independence. So the gender structure analysis becomes more and more important to society and economic development. Accounting research lacks the study of gender issues. This paper intends to summarize the gender structure of accounting profession in China, and aims to explore the critical factors such as economic system of government, traditional characteristics of women, glass ceiling and psychological factors which take a great influence on the gender structure of accounting profession. A conclusion can be made that the proportion of women participation in accounting profession is higher than men, but the majority of senior accounting professionals in China are still men.  相似文献

Agile Software Development is characterized by collaborative social interactions and fast-paced and iterative changes in project requirements. Much of the extant Agile development literature focuses on team and organizational aspects of Agile development projects. However, coordination mechanisms used within Agile projects have received less attention. Particularly, existing research lacks a discussion on how artifacts are applied in Agile software development to support project coordination, and how their potential for information richness and mutability impact their ability to support coordination.To address these issues, we conducted a case study of an Agile development project that involved customer and vendor organizations. Our case follows the interactions between the two organizations, identifies the different types of artifacts that they utilized to coordinate their joint activities throughout the various phases of the project, and traces the enactment of these artifacts' informational potential.Our study reveals that the organizations applied four different types of coordination artifacts - Foundational, Projective, Exposition and Indicative artifacts – to address different coordination challenges that arose throughout the project. The four types of artifacts were characterized by varying levels of information richness and mutability, which were shaped to support the Agile activities within which they were used.Our study enriches the understanding of the role of coordination artifacts in Agile projects, provides insights on the informational potential of the artifacts, and highlights some of the pitfalls than can result from misunderstanding object use.  相似文献
