The article departs from the existing research treatment of expatriation as an individual-level phenomenon, and looks at the expatriation of work teams. We examine the performance management of expatriate teams brought in from 17 independent organizations to work on a new-product development project. We find that the teams faced diverse stakeholder expectations and that these stakeholders' expectations were a source of tension for the teams. The teams responded by adopting performance management strategies that tended to prioritize their respective home organizations' expectations. We discuss the vulnerability of contextual performance and the relative insignificance of national cultural differences in this expatriation context. We propose practical considerations and an agenda for further international human resource management (IHRM) research on expatriate teams. 相似文献

AbstractDespite the significant influence that top management exerts on different aspects of people management, it remains the missing stakeholder in the HRM literature. In this paper, we take stock of previous research, and conclude that it is scarce and lacks consolidation. On the basis of our findings, but also thinking in terms of what is still missing, we develop a conceptual framework that may guide further research, advocating for the need to consider co-evolutionary approaches in an attempt to integrate selection and adaptation perspectives, as well as multi-level and multi-actor factors. Future work should systematically address and distinguish top management characteristics from top management agency and link these more clearly to a diversity of HRM dimensions. By doing so, scholars will help to firmly incorporate the role of top management in the research agenda of HRM and pursue different avenues that can be scientifically sound as well as practically relevant. 相似文献

This study set out to explore whether Ulrich's model is useful in understanding HR roles in non-western developing countries such as Oman. The study surveyed a random sample of 780 HR practitioners, line managers and employees from public and private sector organizations. In addition 12 HR practitioners and managers were interviewed to supplement the data collected from the survey. The findings indicate that HR practitioners in Oman perform all the roles. However, ‘strategic partner’ is the least performed role. The findings also indicate that HR practitioners in the private sector are more likely to perform all the five roles to a greater extent than their counterparts in the public sector. We also found partial support for our proposition that HR practitioners in the public sector would play more ‘operational’ roles (e.g. employee advocate or functional expert) than ‘strategic’ roles (i.e. strategic partner or HR leader). The study revealed that Ulrich's model is robust enough to help in the understanding of HR roles in a non-western, developing country context. The findings are discussed within the context of institutional and cultural frameworks. The paper argues for more research to improve the understanding of how socio-economic and cultural factors influence HR roles and how they are performed. 相似文献

This study focuses on the empirical analysis of strategic HR roles and organizational learning capability. Line and HR firm performance is further analysed. The sample size consisted of 640 managers in India. Standardized questionnaires were used as tools for the managers' perception of the two variables and their link to data collection. Statistical results indicate that correlation coefficients were mostly significant and positive for the variables and sub-variables of strategic HR roles and organizational learning capability. Discriminant functional analysis reflected that line and HR managers differed significantly in their perception of both variables. Stepwise regression analysis indicated that both the variables of strategic HR roles and organizational learning capability predict firm performance. 相似文献

This article considers the way in which new HR systems were designed for three power stations within Ireland. The study provides insights into how choices are made about which practices are included in or excluded from the HR bundle and considers the factors that can lead to or prevent the successful implementation of new HR systems. The research suggests that all HR practices are not necessarily of equal importance in the bundle that comprises an HR system. Instead, it may be useful to view such a system as comprising both core and ancillary HR practices and as dependent on the existence of appropriate HR processes if it is to operate successfully. In addition, the study suggests that new HR systems may fail because insufficient attention is paid to the impact of ‘deadly combinations’ (Becker et al., 1997) and that changing an existing system will require the elimination of old practices before new practices can be introduced successfully. 相似文献

In spite of the abundance of research on HRM in developing countries, there is a dearth of knowledge of what human resource (HR) practitioners actually do in developing countries. With the aid of Conner and Ulrich's widely reported framework for HR roles, we investigated the roles played by HR practitioners in a state-owned oil and gas company with a workforce of 15,000 employees. The study was based on a survey of 140 HR and line managers in the company. The main finding of the study is that even in a developing country such as Indonesia, Conner and Ulrich's (1996) model of HR roles has some validity. Our findings indicate that all the four roles are practised by HR practitioners in the company. The finding lends support to similar studies in the USA (Wright, McMahan, Snell and Gerhart 2001; Simpkins 2005), the UK (Caldwell 2003), Denmark (Lemmergaard 2009), Finland (Antila 2006) and Lithuania (Zuzeviciute and Margarita 2010). Another significant feature of the study is the revelation that HR practitioners play more strategic roles than operational roles. This is entirely unexpected. The theoretical/research and practical implications of the findings have also been discussed. 相似文献

In this article, we examine line manager prioritisation of HR roles and the consequences for employee commitment in a health‐care setting. Our analysis is based on a quantitative, multi‐actor study (509 employees and 67 line managers) in four Dutch hospitals. Using sense‐giving as a theoretical lens, we demonstrate that, in addition to the effects of high commitment HRM, prioritising the Employee Champion role alone and the Employee Champion and Strategic Partner roles in combination is associated with higher employee commitment. We argue that through performing roles that are evocative of deep‐seated values, such as excellent patient care and concern for others, line managers can have a positive effect on staff attitudes. In a sector often beleaguered by staff turnover, exhaustion and burnout, we offer an important, empirically based framework that has the potential to improve employee commitment and, from there, enhance performance. 相似文献

Does alignment matter? The performance implications of HR roles connected to organizational strategy

For the HR function to have a positive impact on performance and thus strategically add value to the organization, it has been suggested to redefine its traditional operational role. However, to gain a deeper understanding of the relationship between these HR roles and performance, their alignment with the organizational strategy should not be ignored. In this paper, we therefore focus not only on whether the operational and strategic HR roles are linked to performance, but also on the extent to which their alignment with the applied organizational strategy actually matters for performance. We carried out a survey study among 336 respondents either holding an HR function or being responsible for HR-related tasks in various organizations. We found a positive effect of the strategic role on performance, and also how it might substitute a lack of innovation strategy. Further, we found an alignment effect between a cost strategy and the operational HR role in relation to organizational performance. We discuss these findings based on the literature and provide some practical recommendations for further developing the role of HR. 相似文献

Exploring a unitarist and pluralist Human Resource Management (HRM) perspective, we propose a more nuanced view on Bowen and Ostroff's (2004) concept of strong HRM processes. More specifically, we investigate whether strong HRM processes contribute positively or negatively to line managers' effective HRM implementation. The results of a multi‐level model with data from 125 line managers and 899 employees of five organisations show a complex picture. In line with unitarist thinking, we find a positive indirect effect of strong HRM processes on HRM implementation effectiveness via line managers' ability. In accordance with pluralist thinking, we find a negative direct relationship between strong HRM processes and HRM implementation effectiveness. We discuss the tensions in HRM that might explain these ambiguous findings. 相似文献

The transformation of the welfare and personnel officer into the human resource manager has left unresolved tensions between the ‘soft’ and ‘bard’ faces of HRM. These tensions have an ethical dimension. In particular, they raise questions about the coexistence of the values of efficiency and fairness and, ultimately, the ethical values that define HRM as a profession. The ethical management of human resources is complex and yet the ethical dimensions of the strategic HRM paradigm and the role of HRM in operation alizing ethics in the workplace have received little attention in the literature. This paper seeks to address that gap. Two key recommendations are that ethical conventions be fully addressed by the HRM profession and that ethics be integrated into the strategic HRM process. 相似文献

The aims of the research are to explore evidence of professional human resource management (HRM) role tensions, the factors that affect HRM role tension, and to consider the impact on management perceptions when role tensions exist. Using a qualitative approach, 25 interviews were conducted in Australia with senior HRM personnel, top management team (TMT) executives, and a management consultant. Findings reveal that the failure of the HRM profession to attract people with a business focus increases HRM role tensions. Respondents report that tensions were reduced when aspects of the HRM role were devolved or outsourced, there was an acceptance of a changed psychological contract, and clearer attempts were made to communicate an agreed‐upon strategic focus for HRM. HRM role bias led to a reduced willingness among TMT members to respect, and communicate with, HRM professionals. The implications of the negative outcomes of HR role tensions are discussed with reference to the power of the HRM function. © 2013 Wiley Periodicals, Inc. 相似文献

Human resource flexibility as a construct, how it develops, and its effect on firm performance have not received adequate attention in strategic HRM literature in spite of their obvious importance in today's dynamic competitive environment. Based on a study of 98 manufacturing and 103 service firms in India, this paper addresses these issues by developing and testing a multi-level model that attempts to explore the ‘black box’ of the interlinkages between the various components of HR flexibility and firm-level human, operational, and financial outcomes. The results suggest that a certain set of ambidextrous HR practices constitute a distinct dimension of HR flexibility, beyond the dimensions of flexibilities of skill, behaviour and HR practices as already identified in the existing literature. Evidences from both manufacturing and service sectors support the notion of HR value chain that suggests that HR system has a direct impact on firm-level HR outcomes which are most proximal, and its effects on increasingly more distal operational and financial outcomes are mediated by HR outcomes that it produces. Another important finding is that HR practices as a system have both direct and indirect (mediated by behavioural flexibility) effects on firm-level HR outcomes. Existence of significant direct effects highlights the important role that HR practices play as a structural mechanism in achieving superior firm performance. 相似文献

AbstractOver the past decades, scholars have dedicated substantial attention to the process of HRM implementation. Most progress has been made with debates on HRM system strength, roles of organisational actors in HRM implementation, and intended, actual and perceived HRM. In this paper, we challenge the current view on HRM implementation as being too static and one-directional. By building on structuration theory, we show that the process of HRM implementation is less straightforward than has been previously assumed. After their initial introduction, HRM practices evolve through turbulent developments. Furthermore, instead of neatly distributed roles following meticulously scheduled planning, HRM practices are influenced by various organisational actors. For successful implementation, HRM practices need to become inscribed into the interpretive schemes of organisational actors, resources have to be distributed, the HRM practice has to gain legitimacy. Drawing from the notion of cultural friction and based on the agency theory rationalization of multinational enterprise (MNE) headquarter–subsidiary relationship, we examine the impact of cultural friction in foreign subsidiaries on subsidiary performance. We argue that cultural friction, arising due to a high presence of parent country nationals (PCNs) in culturally distant locations, has a detrimental effect on subsidiary performance. This effect is the strongest when the cultural friction is at the top management team (TMT) level and the weakest when friction is at the regular employee level. However, this relationship is contingent on factors that work as drags or lubricants for cultural friction between PCNs and host country nationals (HCNs). We identify governance mode and language differences between home and host countries as drag parameters and host country experience and subsidiary interdependence as lubricants that condition the effect of cultural friction on subsidiary performance. Empirical findings based on a longitudinal sample of 7,495 foreign subsidiary observations of 467 Korean MNEs in 63 countries during 1990–2014 provide robust support for our theoretical predictions. 相似文献

This paper provides an overview of research studies conducted on human resource management (HRM) in China in the last decade through the review of 265 articles found in 34 major business and management related journals published in English in the period between 1998 and 2007. The main purpose is to identify discernible trends and outline a profile of current state of affairs of research on HRM in and/or related to China. Collectively, this body of literature has projected the trajectory of China's economic and social reform in recent decades and documented the consequential changes in workers' identity and status, employment terms and conditions and organizational commitment. Significant achievement has been made in terms of the number of studies published and the breadth of topics covered, but the field remains comparatively underachieved in terms of theoretical contributions. The franchising business model has received scant attention within the field of human resource management (HRM). Data tracking workers' experience of this format are more elusive still. This study draws on comparative, qualitative data derived from discussions with 82 respondents working within the corporate and franchised divisions of a market leading, fast food multinational company (MNC). Extant analyses of franchised operations point to shortcomings in franchisees' treatment of staff. This outcome is typically asserted to be the result of the opportunism that flows from the desire to maximise revenues and minimise costs. This emphasis on structural pressures ignores the micro-level influences and the complexity of the day-to-day dynamics of the employment relationship. Specifically, the impact of the leadership skills and competence of front-line managers (FLMs) is overlooked. The study highlights that differences in FLM capability significantly affect the work climate, further aggravating poor HR activities in the franchised units, while offsetting some of the repressive task features associated with routinised work in the corporate division. 相似文献
