本研究采用组织伦理氛围问卷、组织认同问卷、员工工作绩效问卷对苏州工业园区中小型企业中的288名员工进行随机抽样调查研究,结果发现:组织伦理氛围的感知在性别、学历、企业性质上差异显著.员工关心型的组织伦理氛围报告感知最少,自利型的组织伦理氛围感受报告最多.组织认同处于中等偏上的水平;在性别、学历、企业性质、工作年限上差异显著;任务绩效和关系绩效都处于中等偏上水平,关系绩效在性别上存在差异.任务绩效和关系绩效在学历、工作年限上差异显著. 相似文献

There is increasing research interest in both types of emotional labor at work (i.e. surface acting and deep acting), but the effects of emotional labor at work on employees’ emotional labor at home and their family members’ family quality have not yet been explored. Drawing on work-family enrichment theory, this study investigated the mechanism underlying the relationship between employees’ emotional labor at work and their spouses’ perceived family quality by focusing on the mediating role of employees’ emotional labor at home and the moderating role of work-to-family positive spillover (WFPS). The results from a time-lagged three-wave survey of 193 Chinese employee-spouse dyads indicated that surface acting at home mediated the relationship between surface acting at work and spousal ratings of family quality. Although deep acting at work was positively related to deep acting at home, deep acting at home was not significantly related to family quality. WFPS strengthened the relationship between surface acting at work and surface acting at home. This study extends emotional labor theories to the family domain and provides insights into the mediating mechanisms and boundary condition through which emotional labor at work relates to spouses’ perceptions of family quality. AbstractLittle empirical research has examined the link between organizational identification and organizational trust. Identification presupposes a level of consistency in its object, and this study proposes that trust can reduce uncertainty between organization and employee, enabling a bond between the two to form. Secondly, this research looks at how interaction with various organizational groups may affect organizational trust, thereby indirectly encouraging identification. It is thus proposed that organizational trust should be understood as an important mechanism mediating the relationship between interaction with employees at different levels of the organizational hierarchy and identification with the organization as a whole. 相似文献

The paper proposes a cognitive–emotional model of organizational change. It is argued that employees' emotions go through four sequential but distinguishable stages in the organizational change process. In the first stage, primary appraisal induces emotions that are high in arousal, mixed in hedonic tones, and are anticipatory. In the second stage, the mixed emotional experiences give way to either positive or negative emotions as a result of the secondary appraisal. The emotional experience then affects employees' coping behaviors in the third stage. In the forth stage, discrete emotions that are evaluative and have distinct action tendencies are induced. Given this changing nature of employees' emotional experiences during the organizational change process, and considering emotions' influence on individuals' attitudes and behaviors, it is suggested that change agents adjust the timing and content of the information communicated in order to promote employee acceptance to change. Implications of this conceptualization are discussed, as are directions for future research. 相似文献

Abstract This study examined the shared perceptions of 739 professional and technical employees regarding organizational climate and the strength of affective commitment in fifty-one geographically dispersed offices of an agency of state government. The results indicated that the level of affective commitment in these offices could be predicted reliably (adjusted R 2 = .75) from three of the eight dimensions of organizational climate included in the study: goal ambiguity, social cohesion and fairness and equity. Implications of these results with respect to developing effective human resource management strategies in public sector organizations are discussed in detail. 相似文献
