Drawing on the conservation of resources and job-demands resource theories, this study proposes and tests psychological distress as an underlying mechanism mediating the relationships between workplace ostracism, work engagement, and turnover intentions. Furthermore, it investigates how resilience and perceived external employability condition the aforementioned relationships. Four- and five-star full-time hotel employees provided the data for this study. The findings suggest that psychological distress mediated the relationship between workplace ostracism and turnover intention, but did not mediate the workplace ostracism-work engagement linkage. Also, workplace ostracism plummeted the work engagement of less resilient employees, and surprisingly aroused that of more resilient employees. Finally, the result did not support the argument that employees with perceived high external employability would have stronger turnover intentions compared to those with lower external employability. This study offered new insights into the interface between workplace ostracism, engagement, and turnover intention, and relevant theoretical implications and address to managers are further discussed.  相似文献

Drawing on a sample of 1223 US hotels, this paper examines the relationships between compensation (direct and indirect) practices in hotel organizations and their performance. The results show that in the case of management employees, direct compensation fully mediated the relationship between indirect compensation and hotel performance. In the case of non-management employees, however, such relationship was only partially mediated by direct compensation. It is therefore important for hotel industry HR executives to pay greater attention to the nature and level of benefits being offered to non-management employees. For management employees, on the other hand, it is more important to attend to the level of direct compensation in order to ensure higher levels of organizational performance.  相似文献

ABSTRACT

This research assessed line-level employee perceptions of their own well-being and their awareness of wellness benefits offered by their organizations. Completed questionnaires were collected from 187 employees of select-service hotels in the Midwest. Employees had above average levels of well-being with full-time employees having significantly higher levels of well-being than part-time employees. Employees who are aware of available wellness programs had higher levels of well-being than those who are not aware of these programs. The findings suggest the need for organizations and managers to implement and communicate wellness program offerings to all employees.  相似文献

ABSTRACT

This study develops and tests a model which investigates the simultaneous effects of job demands, job resources, and a personal resource (intrinsic motivation) on emotional exhaustion and turnover intentions. Frontline hotel employees in Ankara, Turkey serve as the study setting. Among others, results show that job demands (role conflict and role ambiguity) trigger frontline employees' emotional exhaustion and turnover intentions. Job resources (supervisory support, training, empowerment, and rewards) and intrinsic motivation reduce emotional exhaustion. Implications of the findings are discussed and directions for future research are offered.  相似文献

This study investigates job location and its relationship with employee turnover intention within the casino-entertainment industry. The researchers analyzed turnover intention at the supervisor and company level from the perspective of employees who hold front-of-house or back-of-house jobs in three Nevada casinos and their corporate office. The results of this research fill existing gaps in the academic literature related to turnover intention and provide beneficial implications for industry and academic practitioners. Organizations within the casino-entertainment industry may develop strategies related to the management of human capital that could provide fiscal and operational benefits.  相似文献

The purpose of this study is to develop and test a conceptual model that investigates emotional exhaustion as a mediator of the effects of customer aggression on life satisfaction and turnover intentions. The model also examines supervisor support as a moderator of the relationships among customer aggression, emotional exhaustion, and the previously mentioned outcomes. Data were gathered from a sample of full-time Arab frontline employees in the international five-star chain hotels of Dubai in the United Arab Emirates. The hypothesized relationships were tested using LISREL 8.30 through path analysis. The results demonstrate that emotional exhaustion partially mediates the effects of customer aggression on life satisfaction and turnover intentions. The results further reveal that supervisor support acts as a moderator of the impacts of emotional exhaustion on these outcomes. Implications of the findings are discussed and their future research directions are offered.  相似文献

The purpose of this study is to understand the interrelationships among employees’ emotional labor, emotional dissonance, job stress, and turnover intent in the foodservice industry. The study was administered to 338 family-style restaurant employees. The results showed that employees’ emotional labor was positively associated with emotional dissonance, job stress, and turnover intent. However, employees’ emotional dissonance did not have a significant, direct impact on turnover intent. In addition, employees’ job stress was positively associated with turnover intent.  相似文献

COVID-19 has caused an unprecedented crisis in all industries around the world. This study sought to verify that job insecurity, as perceived by deluxe hotel employees, significantly affects their job engagement and turnover intent and to determine the moderating effect of generational characteristics. The finding showed that perceptions of job insecurity had negative effects on the engagement of deluxe hotel employees. Also, employees’ job engagement can decrease turnover intent. The engagement of employees fully mediated the relationship between perceptions of job insecurity and turnover intent, and job insecurity caused by COVID-19 had a greater influence on Generation Y than Generation X in reducing job engagement, indicating that the negative impact of job insecurity is higher in Generation Y.  相似文献

This study investigates the relationships between three different emotional labor strategies (surface acting, deep acting, and genuine emotions) and turnover intentions and introduces the role of in-depth communication with colleagues as a potential moderator. This study was administered to employees in four Chinese hotel companies. Frontline employees were asked to participate in the survey and 216 valid responses were obtained for data analysis. The results showed that surface acting and deep acting were associated with turnover intentions, and in-depth communication with colleagues moderated the relation between deep acting and turnover intentions. Although there was not a direct effect of genuine emotions on turnover intentions, in-depth communication was a significant moderator of this relation. These findings extend previous literature by demonstrating the role of in-depth communication in shaping employees’ retention.  相似文献

The current study examines a proposed turnover intention model on hourly employees in a large fast casual dining restaurant chain located in the United States. High levels of turnover have been a consistent and costly issue in the restaurant industry. The study was developed to help restaurant owners and managers determine how relationships between variables influence the turnover intentions of their employees, in order to overcome the economic hardship that organizations face when their turnover rates are high. Many factors were found to influence employee turnover intentions, including work status congruence, perceived management concern for employees, job satisfaction, and organizational commitment. Hence, it is important for fast casual restaurant operators in the United States to develop their managers' human resource skills, in order to have satisfied and committed hourly employees, who should as a result develop lower turnover intentions. Managerial and academic implications are discussed in detail.  相似文献

During the COVID-19 pandemic, many hospitality organizations are trying to help their employees overcome various challenges. Career adaptability has proven to be useful in helping employees handle challenges, while proactive personality is a critical factor affecting the formation of career adaptability. However, career adaptability can be a double-edged sword, and it is unclear how it may impact employees’ turnover intentions. Drawing on social exchange theory, the current study reconciles mixed findings in the literature by proposing a moderated mediation model suggesting that work social support moderates the indirect relationship between proactive personality and turnover intentions through career adaptability. Results based on data collected from 339 hotel employees in the United States indicate that proactive personality is positively associated with employees’ career adaptability. More importantly, work social support significantly moderates the relationship between career adaptability and turnover intentions. Theoretical and managerial implications are discussed.  相似文献

Employee turnover continues to be a major problem within the hotel industry. This survey-based study examined the relationship between work-family conflict and turnover intentions among hotel employees in both China and the U.S., with an additional emphasis on female employees. While the results do confirm that work-family conflict is positively related with turnover intentions, work-family conflict is more strongly related to turnover intentions among males than females. The relationship is also stronger in Chinese hotel female employees than their U.S. counterparts. Results demonstrated that neither marital status nor parenthood influences the relationship between work-family conflict and turnover intentions among hotel female employees. This study identifies key elements of the so-called host-gaze by investigating how Hong Kong hotel employees view guests emanating from a key source market - India. Front office and housekeeping staff evaluated their interactions with guests, particularly in the case of those from India. The researchers identified four elements of the host “gaze”, namely: (1) Initial Gaze; (2) Communication Gaze; (3) Customer Behavior Gaze and (4) Distinguishing Gaze. The authors reveal that though the gaze empowers employees to exercise control over their behaviors, manipulative behaviors increase the likelihood of workplace deviance. Drawing on the principles of emotional labor, the researchers affirm the importance of cultural and emotional intelligence for the professional demeanor and development of hospitality employees.  相似文献

The present study investigates the nature of the relationship between Leader-Member-Exchange (LMX) quality and turnover intent in the South Korean hospitality industry. Self-administered survey questionnaires were collected from 232 frontline workers as well as 88 supervisors employed in hotel properties. Prior research has produced mixed results, finding linear relationships between LMX quality and turnover intent in some studies and non-linear relationships in others. Traditional hierarchical regression analyses were performed to test the nature of the relationship in these two samples. We found evidence for a U-shaped curvilinear relationship between LMX and turnover intent for non-supervisory employees, but only a linear relationship for supervisory employees. Conceptual and practical implications and recommendations for future research are provided.  相似文献

Current turnover research fails to serve the needs of an industry that is long plagued by employee turnover. Existing literature focuses more on evaluating bundles of human resource practices and fail to provide precise and clear guidance for practitioners. This study proposes that emotional intelligence (EI) unifies sufficient individual factors and organizational factors that affect employee turnover and serves as a single significant precedent for turnover. Data were collected from frontline employees at eight luxury hotels. The direct, indirect, and total impacts of employee EI on employee turnover were tested by structural equation modeling and bootstrap tests. The results suggest that EI has significant indirect impacts through the mediation of perceived organizational support, pay satisfaction and job burnout, and significant total impacts on turnover. Implication suggestions include integrating EI into the recruiting process for new employees and providing training opportunities for current employees to improve their EI.  相似文献

Abstract

High turnover among new hotel employees has become a major concern for Hong Kong hotel managers. Previous studies have shown that the demographic characteristics of employees are related to their subsequent behavior and attitude. However, there is little vigorous discussion on new employees in particular. This study examines the relationship between the demographic characteristics of new employees and their socialization outcomes in the Hong Kong hotel industry. Its findings show that there are significant differences between the effects of certain demographic characteristics on job satisfaction, organizational commitment and turnover intentions. Some recommendations for maintaining new employees' productivity and minimizing turnover intentions are made for hotel managers' consideration.  相似文献

Immigrants are a considerable growing segment of the hospitality workforce, but with an overwhelming majority of immigrant workers having limited English speaking abilities, hospitality managers are often challenged with communication barriers. The purpose of the current study was to examine the influence of managers’ communication satisfaction with limited English speaking employees on three work-related outcomes that can be influenced by working with limited English employees: role ambiguity, role conflict, and turnover intentions. A survey was completed by 130 hotel and lodging managers. The results of a mediation model showed that satisfaction with the quality of communication with limited English speaking employees reduced role ambiguity and role conflicts, which led to lower turnover intentions. Managers’ turnover intentions are not necessarily a direct effect of the communication quality with their limited English speaking subordinates, but due to the job demands that manifest in an environment with communication barriers, such as confusion and conflicting misunderstandings.  相似文献

This study explores the concept of turnover culture in the hotel industry, drawing on the extensive literature on both organisational culture and turnover. A questionnaire was developed and administered to non-supervisory hotel employees. Using a cluster analytic approach, nine distinct clusters of variables were produced. One cluster containing pertinent turnover and organisational culture variables was isolated from other clusters as turnover culture. The implications for management practice in controlling a turnover culture are examined, as is the need for further research into this concept.  相似文献

The study analyzed of the human resources administration processes at commercial restaurants, focusing on the provision of safe foods to consumers. Interviews were conducted with 105 restaurant managers at the city of Florianópolis, Brazil. Three types of restaurants were studied; 45.7% were buffets by weight, 39.1% fast-food restaurants and 15.2% churrascarias. A questionnaire was used with close-ended questions to characterize the restaurants and identify the human resources administration processes for hiring, evaluation, training and provision of benefits to employees. It was found that 89.4% of the restaurants adopt criteria for hiring of employees and 81.9% conduct periodic evaluations. Benefits were offered by 85.7% of the restaurants and 74.3% of the establishments provided employee training. The results indicate that human resources management processes at restaurants can contribute to the provision of safe food, although some establishments still need to adopt professional procedures for recruitment, selection, evaluation and training of their employees.  相似文献

Building on a social exchange theory, our model explains how an employee’s perception of servant leadership affect frontline restaurant employees’ turnover intention. Data were collected from 213 frontline restaurant employees in United States. The structural equation modeling findings support our hypothesized model and indicate that affective organizational commitment fully mediated the relationship between the employee perception of servant leadership and turnover intention. This article includes discussions of the theoretical and managerial implications of the findings.  相似文献
