This article reports on case study research conducted in a hospital trust and explores the impact that the Investors in People award had on employees. Investors in People is widely seen as the principal mechanism for increasing workforce skills within a voluntarist system as well as supporting ‘good’ employment policies. Yet in this case study, as elsewhere, most of the ‘soft’ HR initiatives had existed prior to accreditation and the internal marketing of corporate value statements was met with both amnesia and cynicism. More worrying, training activity was focused on ‘business need’, which was defined in the narrowest sense, with the result that some employees had fewer opportunities for individual development. Motivation and commitment levels were high, staff were enthusiastic about their work and many actively engaged in training and development. But this owed little to Investors in People, and its impact here raises questions about its influence on skill levels more broadly.  相似文献

The moderating role of work contracts on the relationship between human resource management (HRM) and the self‐reported performance of 1,311 permanent and 924 temporary employees across three sectors was studied using a multilevel design in 103 organizations in three European countries. The HR practice examined was training and its allocation to the different workforce groups. The relationship between training for permanent employees and performance was moderated by work contract as well as country. In the Spanish sample, the performance of temporary employees was more negatively related to training for permanent employees as compared to the Dutch and the Swedish sample. Unexpectedly, in the Dutch sample, training provision was negatively related to the workforce group it was provided for. It is the temporary employees that seemed to be the cause of the interactions, underlining the call for special treatment of this workforce. Results indicate a considerable role of the interplay of job dependence and labor market conditions. © 2014 Wiley Periodicals, Inc.  相似文献

Few studies have investigated the range of issues considered important to the decision to move abroad for expatriates, particularly comparing the company-backed and self-initiated expatriate experiences. This study contributes to an important gap in current research about the drivers of both company-backed and self-initiated expatriation. It reveals details about the diverse motivations to undertake an expatriation and the similarities and differences between these two groups. Through a web-based study, the structure of the motivational components considered influential to the decision to move abroad was explored and quantitatively assessed. Principal component analysis (PCA) suggested an eight-factor model. Scales developed from the model highlighted significant differences between the motivations of the self-initiated and company-backed across three key areas. Location and host reputation motives were significantly more important to the self-initiated suggesting that the desire to move to a particular country and characteristics of that country were primary drivers. Company-backed individuals placed significantly more emphasis on specific career motives including job, skills and career impact. Discussion focuses on the motivational gestalt of the two groups providing a better understanding of the underlying attitudes and actual vocational choices of self-initiated and company-backed individuals. The paper poses a theoretical distinction between the self-initiated and company-backed expatriate, exploring the implications for career and international management theory. Practical implications are rehearsed, exposing areas for further research.  相似文献

This study investigates possible cultural differences in job attitudes among the three main sub-cultural groups dominating the entire population of the Nigerian work-force: Hausa (n=80), Ibo (n=119) and Yoruba (n= 151). Several hypotheses were derived from previous knowledge of the three cultures and differences were explored in the relationships between perceptions and attitudes concerning specific aspects of the job. Consistent cross-cultural differences that can be related to characteristics of the cultures studied were revealed with regard to only three motivational factors, namely, interpersonal relations, nature of work and supervision. The overall results seem to indicate that employees' cultural background has little impact on their perceptions of job motivation. However, a number of different personal variables were found to affect responses. Practical and research implications of the findings are discussed as well as directions for future research.  相似文献

It is widely accepted that creating quality products and services requires a well‐trained and skilled workforce. This article seeks to contribute to unpicking the relationship between business strategy and skills in the service sector by presenting research findings from the UK fitness industry. This sector has grown quickly and includes companies that compete on the basis of high‐quality services, alongside those competing largely on cost. If the route to a high‐skills economy is to shift more firms towards the higher‐quality end of the market, we would expect to find employers in these companies making use of a workforce with higher levels of skill. The research from the fitness industry questions this simple relationship, finding that there is no clear link between competitive strategy and skills. As market position is not necessarily the impetus for improving the skills of the workforce, the article then briefly explores what other factors may also be required.  相似文献

With the maturation of strategic human resource management scholarship, there appears to be a greater call to move from monolithic workforce management to a more strategic and differentiated emphasis on employees with the greatest capacity to enhance competitive advantage. There has been little consideration in the literature as to whether organizations formally identify key groups of employees based on their impact on organizational learning and core competences. Using survey evidence from 260 multinational companies (MNCs), this paper explores the extent to which key groups of employees are formally recognized and whether they are subject to differential compensation practices. The results demonstrate that just in excess of half of these MNCs identify a key group. There was considerable differentiation in the compensation practices between these key groups, managers and the largest occupational group in the workforce. The results give rise to questions worthy of future investigation, namely whether the differentiated approaches used lead to improved performance outcomes.  相似文献

The purpose of this paper is to further develop our knowledge of the complementarities between broad‐based incentives and human resource (HR) management practices, and their combined impact on company performance. We focus on three HR practices that are expected, separately and in combination, to enhance the effectiveness of broad‐based plans: information sharing, upward communication, and training in team skills. Using a sample of 305 Canadian firms, we find that companies with broad‐based incentive plans have lower levels of upward communication and higher levels of information sharing compared with companies that do not offer incentives to the majority of their workforce. Further, we find that companies with broad‐based incentive plans are more productive compared with companies with no such plans, and the presence of supporting HR practices increases their productivity advantage even further. In particular, upward communication combined with broad‐based incentives has a strong positive relationship with productivity.  相似文献

abstract This paper adopts Walton and McKersie's Behavioral Theory of Labor Negotiations to examine the outcomes of industrial relations negotiations to implement teamworking. Negotiations from 21 departments across two integrated steelworks are classified into four negotiation patterns, each producing different outcomes from teamworking for managers and employees. Managers secured lower manning and increased productivity in negotiations both in departments characterized throughout by cooperation and those characterized by conflict. However, mutual gains were secured only where union negotiators pursued conflict tactics during bargaining. In those departments where union negotiators adopted more conflictual bargaining tactics, more employees reported pay increases and greater satisfaction with teamworking agreements, compared with employees in more ‘cooperative’ departments. ‘Mixed’ bargaining approaches in other departments were less successful, particularly for union negotiators.  相似文献

Work intensification can be an organisational tool to increase the productivity of an existing workforce. We investigate employee reactions to three levels of sustained extensive work intensification (long work hours over two consecutive time periods) of the two most prevalent generational groups in the labour market: Generation X and Baby Boomers. Boomers have been characterised as ‘workaholics’ who ‘live to work’, while Gen Xers are ‘slackers’ who ‘work to live’. We investigate, using a nationally representative sample of employees, whether these generational differences in work attitudes impact employee reactions (measured by employee reports of job satisfaction and work–life balance) to sustained extensive work intensification. The results show that perceptions of job satisfaction and work–life balance are reduced by sustained extensive work intensification but the differences between the two generations are minimal, suggesting that organisations do not need to tailor their employment practices to fit the work values of different generations.  相似文献

Any analysis of workforce flexibility within particular countries needs to take account not only of the character of industrial relations and union organization at workplace and company levels, but also of how actions at those levels are influenced by broader regulatory arrangements covering employment and work practices. In other words, to avoid the over-simplifications and over-generalizations which much of the flexibility debate has in the past been (correctly) accused of and to expand the analysis offered by the relatively broad-brush, multi-country studies, it is necessary to locate issues of flexibility more securely within both existing national regulatory and institutional frameworks, and also to take account of patterns of union organization and job regulation at the local level, and the ways unions and workforces have responded to (and at times even shaped) different flexibility initiatives by employers. By analysing different types of enterprise in Spain and the United Kingdom, this article seeks to illustrate the role and significance of these factors for the particular development of workforce flexibility in the two countries.  相似文献

This study examines the generalizability of the network‐performance relationship across individual and group levels, focusing on knowledge‐intensive contexts. Drawing on a meta‐analytical approach, we synthesize the results of 102 empirical studies to test whether network characteristics such as centrality, brokerage, and tie strength similarly influence the job performance of individuals and groups. Results show that while there are no differences in the direction of the network‐performance relationship across levels, there are substantial differences in magnitude. Individual performance profits more strongly from a high number of direct connections, whereas groups reap higher benefits from brokerage positions. Additional analyses reveal that the network measurement method, tie content, and performance criteria function as moderators of the network performance relationship, but their influence is consistent neither across network characteristics nor across levels. By meta‐analytically comparing and contrasting the network‐performance relationship for individuals and groups, we contribute to multilevel research on networks and organizations. Particularly, we move toward the development of a multilevel homology theory of networks. Relatively few studies have examined the incidence of permanent workforce reduction and factors related to workforce reduction behaviour. In this study, such issues are addressed using data from more than 1,450 organisations in Australia and New Zealand. On average, about 36 per cent of respondents reported a permanent reduction of the workforce over the past three years (with an average reduction of almost 19 per cent of the workforce). Several factors, including product or service demand, pressure to focus on short-term profits or budget goals, a major change in organisational strategy, the quality of the relationship between the employer and employees, the organisation's expressed commitment to job security and the age of the organisation, distinguished organisations that had or had not engaged in a permanent employee retrenchment.  相似文献

This paper examines employee views of why and how managers introduced teamworking at several sites within a steel company. Following a content analysis of employee comments we classify employee views of management motives into four main types: economic, political, institutional and cultural. Employees reported that managers were primarily driven by political rationales and implemented teamworking for reasons of self-interest. The economic rationales for management action were interpreted negatively as favouring shareholders and increasing worker insecurity. The introduction of teamworking also appeared to require a concerted attempt to enforce employee compliance, indicating that culture change was also an important factor. The views employees expressed of management intent are not adequately described by either recent advocates of high performance work systems or the critical perspective on human resource management although they appear central in understanding employee responses to management initiatives in these sites.  相似文献

Although networks have long governed economic relations, they assume even more importance in a knowledge‐based economy. Yet, some argue that because of the lack of social networks and human capital, some groups are permanently ‘switched off’ the networks of the global economy. Evidence presented in this article suggests that instead there is latent potential for access to the network, due to the rise of networked community‐based organizations and the increasing accessibility of technology. Based on surveys and in‐depth interviews with almost 700 workers and training providers, I show how the switched off are entering jobs in information technology through network ties and the acquisition of soft skills, or communication and interaction skills. Although community‐based training providers are best positioned to help disadvantaged jobseekers enter the network society, changes in the US workforce development system are reinforcing network exclusivity, rather than facilitating this upward mobility.  相似文献

We present a model of realistic job previews (RJPs) and, using separate meta-analyses, examine three counterintuitive hypotheses about their operation. We found modest support for two of the three hypotheses. Findings indicate that RJPs reduce the rate of job acceptance among persons with prior exposure to the job and increase the rate of job acceptance among persons with no prior exposure to the job. Results also indicate that RJPs can be more effective in reducing turnover if the organization is able to restrict the exit of new employees for a period of time after the RJP. Finally, RJPs show a pattern of being more effective in reducing turnover after longer periods of time following administration of the RJP; however, this pattern failed to reach conventional significance levels.  相似文献

This paper uses an employer survey of Northern Ireland (NI) service sector small and medium-sized enterprise (SMEs) to assess the nature and extent of labour market shortages arising from a lack of basic skills among the 16–25 year old workforce. Relative to literacy and numeracy skills, employers were found to place a slightly heavier weight on the more generic skills of attitude, communication and motivation. The rate of skills related to unfilled vacancies among service sector SMEs was found to exceed that of high-tech/ high value-added sectors which have traditionally been the focus of policy makers; it was also found that in instances where such skill shortages were due to a lack of basic literacy/ numeracy skills they exerted a negative impact on productivity performance. While employers were found to be highly supportive of existing delivery frameworks they were also open to alternative methods of basic skill acquisition based around the interests of young people and delivered outside the traditional qualifications framework. Finally, the lack of awareness among employers of a number of basic skills accreditation schemes and awarding bodies raises serious questions with respect to the effectiveness of such programmes.  相似文献

This article examines whether organizations can enhance employee well‐being by adopting human resource management (HRM) practices strategically targeted to improve skill development and deployment in a recessionary context. Employee skill utilization is proposed as the mediating mechanism between HRM practice and well‐being. The role of workplace skill composition is also examined as a boundary condition within which HRM differentially impacts employee outcomes. Using a nationally representative survey of UK workplaces (Workplace Employment Relations Survey 2011) and matched management and employee data, the analysis focused on organizations that had implemented some recessionary action following the 2008–2009 global financial and economic crisis. The findings show that human capital enhancing HRM and enriched job design positively influenced both job satisfaction and work‐related affective well‐being through increased employee skill utilization. Organizations with predominantly high‐skilled workforces were more likely to adopt these skills‐oriented HRM practices. Nevertheless, the effects of HRM on employee outcomes via skill utilization applied across organizations, regardless of workforce skill composition. The findings demonstrate employee skill utilization as a driver of HRM outcomes and the sustainability of “best practice” HRM arguments across all skill levels, even in the face of recession.  相似文献

We investigated the impact of job candidate weight (average or overweight) on several job‐related ratings following a videotaped mock interview. In ad‐dition to weight, we manipulated the race of the applicant, level of job qual‐ifications, and type of job (e.g., public or private contact). We also measured the effect of rater race and negative affect on multiple work‐relevant ratings. Weight, applicant race, job qualifications, and job type each had a modest but significant impact on ratings of hireability, performance capacity, adapt‐ability, and interpersonal skills, in varying combinations. The Quarterly Workforce Indicators (QWI) are local labor market data produced and released every quarter by the United States Census Bureau. Unlike any other local labor market series produced in the US or the rest of the world, QWI measure employment flows for workers (accession and separations), jobs (creations and destructions) and earnings for demographic subgroups (age and gender), economic industry (NAICS industry groups), detailed geography (block (experimental), county, Core-Based Statistical Area, and Workforce Investment Area), and ownership (private, all) with fully interacted publication tables. The current QWI data cover 47 states, about 98% of the private workforce in those states, and about 92% of all private employment in the entire economy. State participation is sufficiently extensive to permit us to present the first national estimates constructed from these data. We focus on worker, job, and excess (churning) reallocation rates, rather than on levels of the basic variables. This permits a comparison to existing series from the Job Openings and Labor Turnover Survey and the Business Employment Dynamics Series from the Bureau of Labor Statistics (BLS). The national estimates from the QWI are an important enhancement to existing series because they include demographic and industry detail for both worker and job flow data compiled from underlying micro-data that have been integrated at the job and establishment levels by the Longitudinal Employer-Household Dynamics Program at the Census Bureau. The estimates presented herein were compiled exclusively from public-use data series and are available for download.  相似文献

Expatriate literature has generally favoured home country factors to understand expatriate success. In this paper, we contribute to the field by shifting our focus to the host country workforce (HCW). We use equity theory to examine the effects of perception gaps in compensation between HCW and expatriates on organizational commitment and its impact on job satisfaction and job performance. Based on field surveys and in-depth interviews of Korean expatriates as well as Mexican workers, results provide support for our hypothesis that significant perception gaps exist in compensation. The finding that compensation gap was significantly related to affective commitment only is of crucial importance. Our results also suggest that only affective commitment is positively related to job satisfaction and performance. We discuss research as well as managerial implications.  相似文献
