GVT作为一种新兴的团队组织形式,正以其低成本、高效率、响应迅速的优势被广泛应用于各个领域,但以信息与通信技术沟通为主的协作方式也为GVT管理带来了挑战。本研究以媒体同步性理论为基础,构建GVT沟通影响因素的初步理论模型,并以大连软件园两家软件公司中的4组团队为案例访谈对象,通过案例分析进一步修正和检验模型。分析结果显示:媒体同步性主要受传输速率和并行性影响;沟通过程与媒体同步性相适配的状态对沟通绩效有促进作用;GVT成员的语言能力、媒体经验和明确的沟通规范都会对沟通工具的使用产生重要影响。  相似文献

在创业实践中,创业团队内部的构成、协作与管理是影响创业成败的重要因素,而创业团队成员个体间的差异则会显著影响创业团队的行为,并最终对创业活动的成败产生至关重要的影响.本文从团队理论和社会认同理论视角出发,采用多案例研究的方法,针对JG公司、ZM公司、WX公司等3家创业型企业展开了系统性的研究.通过对案例中获取的资料进行规范性编码,本研究对创业团队异质性、团队互动、团队决策绩效在创业情景下的结构维度进行了重新提炼与界定;进一步,本文得到了创业团队异质性与团队互动、决策绩效的三条重要关系路径:社会型异质性—团队沟通—决策质量,社会型异质性—团队协作—决策满意度,价值观类异质性—团队沟通—决策质量.在此基础上,本文为创业团队的组建与发展提出了建议.  相似文献

本文采用探索型案例研究的方法,以4个复杂产品系统研发机构为案例,围绕着复杂产品系统的研发团队组织有效性进行了研究和分析。多案例研究发现:复杂产品系统的研发团队在组织形式方面呈现多层级、多类型的特征,而且这些特征与复杂产品系统自身的技术复杂程度、研制一体化程度、客户类型、产品交付周期等因素相关。通过案例分析和讨论,提出并构建了"复杂产品系统的研发团队组织有效性模型",并对该理论模型中的测量变量给出了测量等级。  相似文献

文章回顾了高管团队行为整合的内涵及决策参与、开放沟通和团队合作等三个子维度。在此基础上,文章选择一个典型的制造型民企案例,通过内容分析和关键行为事件法,分别从决策参与、开放沟通和团队合作三个维度透视该高管团队行为整合的实践内涵。文章还对该案例结论进行了讨论,探索了提升高管团队行为整合效率的制度方案,并提出了未来高管团队行为整合理论研究的关注点和思路。  相似文献

目标互依对PPP项目团队合作维持、冲突防范和绩效改善具有重要作用,有必要利用探索性案例研究方法剖析PPP项目中合作目标互依对团队绩效的影响机制。研究表明:PPP项目中合作目标互依正向影响团队绩效,团队互动在二者的关系中发挥中介作用;团队沟通高的项目总体情况较团队沟通低的更接近合作目标互依与团队绩效关系的理论水平,团队冲突高的项目总体情况较团队冲突低的更接近合作目标互依与团队绩效关系的理论水平,凝聚力高的项目总体情况较凝聚力低的项目总体情况更接近合作目标互依与团队绩效关系的理论水平;在合同执行中,初始状态的合作目标会受到不同因素的扰动而发生互依性演化,个体绩效主导的目标互依演变会降低团队绩效。  相似文献

冲突是个人和个人之间、个人和团体之间或团体和团体之间由于对同一事物持有不同的态度与处理方法而产生矛盾,并引起某种程度的争执。良性的团队冲突是提升团队绩效不可或缺的因素之一。一个没有任何冲突的团队,也就失去了创造性与生命力,绝对不是一支高绩效的团队。团队冲突过程中,坦率、热烈的沟通和观点各不相同的碰撞可以让大家开阔思路并避免群体思维,进而通过对不同意见的权衡斟酌,提高决策的质量。同时,团队成员在冲突沟通过程中充分交换信息, 清晰地认识任务目标以及实现路径。  相似文献

Abstract

The number of global virtual teams (GVTs) has increased in recent years due to globalization of business, improved information and communication technology, and higher innovation needs. Practitioners expect GVTs to be creative, innovative, and high-performing. However, GVT members suffer from interpersonal problems, stress, and misunderstandings based on cultural differences. It is therefore important that the HRM function intervenes in the functioning of GVTs. HRM and GVT research has mostly focused on instrumental practices to improve performance, but globalization and the dynamic business environment require international organizations to adopt new HRM perspectives. To advance research on GVTs and HRM, we draw on the job demands-resources model and research on quality of work life to introduce an employee-focused HRM perspective for the management of GVTs. This new perspective focuses explicitly on improving employee wellbeing in GVTs. We develop a novel theoretical framework that provides HR practitioners and leaders with several employee-focused management tools such as flexible work practices, international training and development opportunities, and fair pay and procedures. These tools are likely to help GVT members to cope with job demands and to improve their wellbeing, and are particularly useful for GVTs due to their interpersonal problems, stressful environment, and cultural differences.  相似文献

  • The diffusion of social media has opened new possibilities for targeted stakeholder communication and, with it, new forms of organizational resources. This article examines the nexus between social media-based stakeholder communication and the acquisition of social media-based resources, referred to here as social media capital. After laying out a conceptual mapping of both targeted stakeholder communication and social media capital, the article turns to an inductive analysis of the relationship between the messages 117 US community foundations are sending to their core stakeholders on Twitter and subsequent levels of social media capital. The article thus contributes to the existing literature by elaborating new forms of targeted stakeholder communication, a new type of organizational resource, and the relationship between the two.

As organizations continue to globalize their operations, it will become evident that most organizations do not have the resources to ‘fully man’ operations throughout the world. Therefore, management will be examining organizational options that reduce the demand on an already depleted pool of global managers. One of the options being examined by companies is the global virtual team (GVT). These complex teams are being considered as a bridge mechanism to allow multinational organizations to expand rapidly without taxing present global managerial skills. This paper uses a theoretical foundation based upon competency theory as the motivation for the formation of GVTs and to explain how they function. Four critical capitals (i.e. human, social, political and cross-cultural) are deemed to be essential for effectiveness of GVT and are discussed in the paper. In addition, a process for assessing the stock of capital in a GVT team is also developed in the paper.  相似文献

Communication is fundamental to team work and it occurs increasingly often in a technology-mediated environment. Understanding how communication evolves in such environments is essential to ensuring that the right technology is provided for whatever task a group needs to accomplish, even if it is not precisely known how the technology is going to be used. With the growing body of research on different tools for supporting computer-mediated groups, we still have much to learn about how communication evolves, where potential breakdowns occur, and how groups tailor technology during the communication process. This paper addresses these important issues by providing an in-depth analysis of two-person dyads that communicated over a web-based set of collaboration tools during a 6-week project. We analyze communication through the lens of communicative action theory, showing how social action unfolds during communication and how groups challenge and resolve validity claims in different task-technology environments. This study contributes by exploring group processes, developing and applying group communication analysis tools, and enhancing theorizing on technology tailoring.  相似文献

Inter-organizational collaborations and horizontal networks are increasingly playing a pivotal role in innovations and new product development among firms. In this study, we investigate the link between the innovation task analyzability and the richness of communications channels used in network arrangements and the link between task analyzability and ties and project development time. We investigated the links based on the data collected from 372 respondents representing ninety three different innovation-driven horizontal networks. The results of structural equation modeling reveal a negative link from task analyzability to communication channel richness and a positive link from communication channel richness to ties. Communication channel richness was found to partially mediate the influence that task analyzability has on both NPD project outcomes of ties and development time. The implications of our results for theory and practice are discussed.  相似文献

利用我国民营上市公司的数据研究发现:具有政治关系的公司更容易获得长期贷款,其债务期限也相对更长;而没有政治关系的公司由于无法获得银行贷款,则会利用私人关系,获得更多的商业信用。这说明民营企业利用各种关系进行债务融资的行为确实比较普遍。进一步的研究发现:在货币政策紧缩期,民营企业利用各种关系进行债务融资的行为更为普遍;随着媒体监督的加强,利用各种关系进行债务融资的行为显著减少。本文的研究发现,我国媒体监督阻碍了关系型契约的实施,在一定程度上抑制腐败。因此,政府应通过媒体之间的竞争,提高和完善媒体的监督职能,鼓励媒体来监督、治理腐败。  相似文献
