A conceptual model is proposed that identifies critical antecedents of expatriate adjustment. Adjustment is conceptualized as the degree of fit between the expatriate manager and the environment, both work and socio-cultural. Adjustment is marked by both reduced conflict and increased effectiveness. As a multidimensional phenomenon, expatriate adjustment can be identified in psychological, socio-cultural and work domains. The model predicts that psychological and socio-cultural adjustment are the most immediate predictors of work adjustment. In this paper, it is asserted that the success of the expatriation process depends not only on the expatriate manager's competencies and skills, but also on organizational (both parent-company and local-unit) support and assistance prior to and during the assignment. Various international human resource management models are utilized to examine the organizational level antecedents of expatriate adjustment. Managerial resourcefulness, acculturation attitudes, personality dimensions and coping strategies are discussed in relation to individual predictors, whereas MNCs' international structure, value orientation, organizational life-cycle, diversity training, strategic planning and socialization are proposed as organizational predictors of expatriate adjustment.  相似文献

Expatriate assignments are becoming increasingly unattractive to potential candidates making the unwieldy myriad of proposed selection criteria of decreasing practical value to internationally assigning firms. When the issue is more to find anyone willing to do the job rather than selecting the best candidate from a large pool of applicants, maybe basic personal characteristics can better guide corporations in their search for suitable expatriate candidates. To examine this proposition, a large sample of Western business expatriates in Hong Kong responded to a mail survey about their sociocultural and psychological adjustment. The results of the hierarchical regression analysis indicated that age had a positive association with general, interaction and work adjustment of the expatriates as well as with psychological adjustment. Gender was not associated with any kind of adjustment whereas being married had a positive relation with work adjustment. The implications for international firms of these results are discussed in detail.  相似文献

In the field of international human resource management, studies have seldom examined organizational justice, social exchange, and psychological contract together as important factors in influencing the expatriate adjustment process. The purpose of this research is to fill the research gap by examining these factors and their relationships with expatriate adjustment. The researcher conducted a survey of Taiwanese business expatriates during the first quarter of 2007, collecting 219 valid samples for analysis. A hierarchical regression model was used to test the research framework hypotheses, which showed that expatriates' perception of organizational justice has a positive influence both on their perceptions of social exchange and on their psychological contract fulfillment. Expatriates' perceived that social exchange has a positive influence on their perceptions of psychological contract fulfillment and foreign adjustment. Finally, research implications are discussed and future study suggestions are recommended.  相似文献

Although seldom formally tested, the traditional assumption in the literature on expatriate management is that the greater the cultural novelty of the host country, the more difficult it would be for the expatriate to adjust. To be able to test this proposition, a mail survey was directed towards Western business expatriates in China. Three sociocultural adjustment variables were examined: general, interaction and work adjustment. Although a negative relationship was hypothesized between cultural novelty and the three adjustment variables, results of the hierarchical multiple regression analysis showed that there was no significant association between them. Although highly tentative, the suggestion that it is as difficult for business expatriates to adjust to a very similar culture as to a very dissimilar culture is fundamental. Implications of this potentially crucial finding are discussed in detail.  相似文献

Business expatriates currently assigned to the Chinese mainland, mainly from the USA, France, Germany, Australia and Great Britain participated in a survey examining two sets of psychological barriers to adjustment and their association with problem-focused and symptom-focused coping strategies. As presumed, there is a negative relationship between expatriates' perceived inability to adjust and problem-focused coping, while this psychological barrier had no significant association with symptom-focused coping. Unwillingness to adjust has a negative relationship with only one of the problem-focused coping variables, social involvement with host country nationals, whereas the same psychological barrier correlated only negatively with parent-country escapism of the symptom-focused strategies. Implications for Western business expatriates on the Chinese mainland and for their assigning companies are discussed as well as possible avenues for further research.  相似文献

A mail survey was directed towards Western business expatriates currently working on the Chinese mainland. Two sets of psychological barriers to adjustment and their association with the extent of sociocultural and psychological adjustment were examined. The results of this exploratory study show that both perceived inability to adjust and unwillingness to adjust among newcomers seem to affect some aspects of sociocultural adjustment, but not expatriates' psychological adjustment. However, these effects do not seem to be stable over time as there are no such effects in the case of long stayers in China, suggesting that in the long run both inability and unwillingness to adjust may be of little importance. Potential implications for selection of expatriates for assignment in China are discussed in detail.  相似文献

This study investigates the relationship between personality traits of expatriates and their adjustment to international assignments. We focused in particular on the Big Five personality traits: extroversion, agreeableness, conscientiousness, neuroticism and openness to experience. We sampled eighty-three US expatriates in Taiwan and found statistically significant relationships between expatriate adjustment and three personality traits in theoretically reasonable directions. Specifically, our results showed that a US expatriate's general living adjustment in Taiwan is positively related to his or her degree of extroversion and openness to experience. We found that extroversion and agreeableness are both positively related to interaction adjustment (i.e. relationships with local people). Furthermore, a US expatriate's work adjustment is positively related to his or her openness to experience. Unlike prior research on expatriate adjustment, we have examined multiple traits rooted in personality theory, and we have derived hypotheses that are specific to a Chinese context.  相似文献

While the literature on expatriate adjustment has focused on the importance of back-home mentors and their instrumentality for future career advancement, this research explores the importance of on-site mentors for the effective socialization of expatriates into their current overseas assignments. Using a sample of 179 expatriates located in nineteen countries, this paper presents a structural equation model illustrating the relationships among mentoring received, expatriate socialization and socialization outcomes. Amount of mentoring received positively impacts on expatriate socialization, which in turn positively influences job attitudes, intention to finish the expatriate assignment and expatriate understanding of global business issues. Using Hofstede's typology of national cultures, this research also suggests that the international context of the overseas assignment affects how much on-site mentoring expatriates receive. Specifically, expatriates are more likely to receive mentoring in small power distance, weak uncertainty avoidance and individualistic cultures.  相似文献

We test the relationships between corporate expatriate supporting practices, cross-cultural adjustment, and expatriate performance. Specifically, we propose that the facets of cultural intelligence moderate the expatriate supporting practices–expatriate adjustment relationship. Analyzing 169 expatriates residing in Singapore, we found that expatriate supporting practices were positively related to adjustment as well as performance. Further, we demonstrated that metacognitive and cognitive cultural intelligence negatively moderated the links between expatriate supporting practices and adjustment, while motivational cultural intelligence had a positive moderating effect. These findings have implications for organizations providing support for expatriates and the expatriate selection and training processes.  相似文献

The expatriate literature needs to move beyond maladjustment as a primary reason for expatriate failure. This article draws on the psychological contract as a valuable lens to observe changes in expatriate behavior that may determine expatriate success or failure on international assignments. Prior research on the expatriate psychological contract has focused solely on an expatriate's social exchange relationship with the assigning parent company. This article offers a dual‐foci perspective of the expatriate psychological contract and suggests that expatriates’ perceptions of psychological contract breach arise from two sources—the assigning parent company and the receiving host company. The conceptualization of breach with dual foci forms the basis for the proposed model of expatriate failure. The model proposes that differences in expatriates’ contexts will influence their likelihood of perceiving breach and that breach, once perceived, will affect expatriate behavior through its influence on sense‐making, affect, conation, and attitudes. The propositions developed in this article provide a foundation for future theorizing and empirical work on expatriate cognitions of psychological contract breach. © 2016 Wiley Periodicals, Inc.  相似文献

This study examines determinants of expatriate cross-cultural adjustment related to non-work- (interaction and general living adjustment) and work- (work adjustment and job satisfaction) aspects in Japan. It was hypothesized that cultural distance and expatriate gender, language proficiency, type (organizational or self-initiated expatriates), and stable personality traits (social initiative, emotional stability, cultural empathy, flexibility, and open-mindedness) have an influence on both non-work- and work-related adjustment. Hierarchical regression analyses, performed on data from 110 expatriates, indicate that expatriate language proficiency, type, and the personality traits of emotional stability and cultural empathy have a positive influence on both types of adjustment. Expatriate social networks constitute an under-emphasized area in expatriate literature. The current study contributes to the expatriate adjustment literature by empirically testing the relationship between expatriate personal networks and psychological well-being. The current study also investigates the hypothesis that expatriates from different cultural backgrounds will establish different social networks and adjust differently in China. A survey of 166 expatriates in China from North America, Europe and other countries in Asia showed significant support for the hypothesis that expatriate network characteristics have a direct and significant influence on expatriate psychological well-being. In addition, as predicted, expatriates in China from different cultural backgrounds (Overseas Chinese, other Asian, North American and European) established personal networks with different characteristics.  相似文献

Abstract This paper reports upon a study of the psychological impact of relocation on partners of fifty-eight expatriate and repatriate managers. The study examined associations for several factors, namely company assistance, culture shock experienced, perceived cultural distance between home and host countries and personal factors, with partners' psychological adjustment to relocation. The most important positive predictor of psychological adjustment was found to be company assistance. Also, general support for a process of phases in psychological adjustment to relocation was found, although not following the postulated curve. Increased recognition of the importance of the factors examined here and their role in the process of psychological adjustment to relocation is recommended for expatriates and their organizations alike.  相似文献

This article explores host-country national subordinates’ preferences in leadership behaviour comparing expatriate bosses and local bosses. From a sample of 240 middle managers in Hong Kong with experience with both local Chinese bosses and expatriate bosses from a broad spectrum of Western and Asian countries, it was found that the subordinate managers assessed the leadership behaviour of their expatriate bosses to be significantly closer to that of their perceived ideal boss. American leadership behaviour was the most preferred and Japanese leader style was the least preferred, with British leadership style comprising a middle group. Implications of these findings for international business firms and future academic research are discussed.  相似文献

This study replicated and extended research on expatriate work adjustment by examining the antecedents of work adjustment and its outcomes in terms of psychological well-being. Data were obtained from a nationally heterogeneous sample (N = 184) of expatriate employees in Hong Kong using a structured questionnaire. Results of regression analysis revealed role conflict to be significantly negatively related to work adjustment, while role discretion, co-worker support and work-method ambiguity (clarity) were significantly positively related to work adjustment. Of the three hypothesized outcomes, work adjustment was significantly positively related only to job satisfaction but not to quality of life and marital adjustment. Though not the focus of this study, interaction adjustment was found to be significantly positively related to quality of life. Limitations of the study and implications of the findings are discussed.  相似文献

Spousal adjustment issues, increasingly career related, are a major reason for expatriate assignment failure. Employer-provided spousal assistance programs have been proposed to address this situation. This field study of 238 expatriate spouses found that those who experience a severe disruption or cessation of employment have significantly lower interaction adjustment to the expatriate experience than others. For spouses with a career orientation to work, females had higher cultural and interactional adjustment than males. Only 18% of the spouses received employer-provided career assistance, and there was no significant difference in adjustment between spouses who received assistance and those who did not. Interviews with 100 spouses indicated that their greatest needs are for networking information to assist with their job search and for a ‘go to’ person for practical settling-in assistance.  相似文献

The combination of two trends common in working life – international work and a dual career situation – is challenging for both genders. In order to cope with the situation, international dual career couples have to be able to coordinate their careers. The purpose of this article is to identify how dual career expatriates view their career coordination strategies with their partners, and how these views differ between the genders. Semi-structured interviews were carried out among 39 expatriates on assignment who had a partner working, at least before the assignment. Our findings identify three career coordination strategies applied by dual career couples, and confirm gender plays an essential role in the formation of those strategies. Male expatriates predominated among the group adopting a hierarchical strategy and female expatriates predominated among the group adopting an egalitarian and a loose coordination strategy. Strategies also seemed prone to change over time. Companies should pay attention to both the career development of the partner and the relationship coping skills of the couple to maximize the chances of dual career expatriate assignments being successful.  相似文献

While social support is recognized as an important factor for successful international assignment, there is, to date, no overview of the supportive agents during the expatriation process and their influence on different criteria of expatriate success. We culminate findings of 84 independent studies that examined the social support provided by community-, work-, and family-domain agents in relation to four criteria of expatriate success: adjustment, commitment, performance, and retention. We explore the role of social support proximity: the physical, cultural, or hierarchical distance between a supporting agent and the expatriate. Our meta-analysis demonstrates that the strength of the support-success relationship (ρ = .24 overall) depends on this supporting agent and the success criterion under study. We visualized the meta-analytical estimates of the different relationships between social support and success criteria using a force-directed graph, demonstrating that adjustment and performance criteria have similar relationships to social support, distinct from those of commitment or retention criteria. Implications for future research and practices that do or do not foster the success of expatriate assignments are discussed.  相似文献

As demand increases for expatriates to manage far‐flung operations in a global economy, scholars and practitioners are focusing their attention on the factors that contribute to expatriate success. One such factor is the support that expatriates receive from host country nationals (HCNs) with whom they work. Researchers interested in understanding expatriate success have not closely examined the phenomenon from an HCN perspective, however. At the same time, although we have gained a significant understanding of the roles of psychological, organizational, and contextual variables in the international assignment, there is still much to be understood about how expatriates' demographic characteristics affect their experiences in international assignments. Current findings regarding the effects of demographic characteristics often are inconsistent, highlighting the need for more complex theorizing. This article reviews recent research on the effects of expatriate demographic characteristics and proposes a social identity approach to understanding how these characteristics affect HCN support for the expatriate. It also seeks to develop a theory that addresses discrepancies in extant empirical findings, provides propositions to guide future research in the study of expatriates, and discusses implications for both researchers and practitioners. © 2009 Wiley Periodicals, Inc.  相似文献
