决定一个企业人力资源管理效率的原因是多方面的,对人力资源的研究也包含了多种角度。近年来,中国企业特别是民营企业员工流动率居高不下,带来了企业管理的极端不稳定,一致性差,延续性低,人力资源管理措施得不到落实。大多学者认为员工离职意愿与组织承诺密切相关,认为组织承诺水平可以作为员工离职率的一个预测指标。本文以温州中小农业企业为例,采用实证研究方法,通过访谈、问卷调查和文献阅读,深入分析工作特征、组织承诺、员工满意度等变量因素之间的关系和相互影响,以期对温州民营企业降低员工流动率,提高员工满意度有所启示,并提出对策建议。 相似文献

<正>工作满意度指人对于其工作的感觉或对工作中各个层面的一些相关态度。工作满意度的概念首先由Hoppock提出,他认为工作满意度乃是员工心理和生理上对工作环境与工作本身的满意感受,也就是工作者对工作情境的主观反应。它受每个人的价值观的影响,不同的雇员对同一种东西存在不同的价值判断;同时,工作满意度是(主观)感知,并不能全面、准确地反映客观实际情况。掌握员工的满意度和了解影响员工满意度的不同因素是提高管理水平的重要举措。一、员工满意度调查概述进行员工满意度的调查和对满意度影响因素的分析,是测评员工需要满意度的前提。根据马斯洛的需要理论并结合我国企事业单位的实际情况,员工的基本需求可以作如下归类:1.生理需要:①薪水,②福利保障;2.安全需要:①工作稳定性,②工作条件;3.爱与归属需要:①管理方式、②同事、③上司;4.尊重需要:①职位,②权利,③升迁,④奖赏;5.自我实现的需要:①成就,②决策、提案采纳,③工作兴趣、个人特长,④创造力,⑤自我发展的机会、自由性。本文设计了包含激励因素、保健因素、工作群体、晋升制度、薪酬福利、企业文化等六个方面内涵的28个问题的员工满意度调查问卷,全面了解影响员工工作行为的因素,试图通过对不同的员工类型与工作满意度的相关性调查分析,掌握关键影响因素,特别是重点考察知识型员工,提出了提高知识型员工的满意度的有效管理途径。 相似文献

人力资源的严重流失已逐渐成为我国民营企业发展的重要制约因素之一,而导致员工离职的关键原因之一又是员工对组织的心理契约发生了违背。通过实证分析研究发现公平的薪酬制度、尊重员工、注重员工的个人发展等因素又在很大程度上影响了员工的心理契约。因此,组织通过构建公平合理的薪酬制度;尊重员工、为员工建立有效的沟通平台以及为员工提供事业发展的空间等措施可以有效地维护员工的心理契约。 相似文献

This study extends both Social Exchange Theory and the Job Demands–Resources model by examining the link between psychological contract breach (PCB) and work engagement, and by integrating job satisfaction into this exchange relationship. We argue that PCB reflects employees' feelings of resource loss, and that these feelings impact work engagement through their impact on job satisfaction. Levels of employee work engagement can therefore be viewed as reciprocation for the exchange content provided by employers. We conduct structural equation modeling on longitudinal survey data from 191 employees, and our results suggest that the negative effect of PCB on work engagement is mediated by job satisfaction. 相似文献

This study tested the mediating roles of both voice and facades of conformity in the relationship between regulatory foci and job satisfaction and the extent to which the mediating roles is moderated by psychological contract breach among a sample of 271 military recruits in Taiwan. Results suggest that voice and facades of conformity mediated the relationship between regulatory foci and job satisfaction. Also, results suggest that perceived breach moderates this mediating pathway: Strong psychological contract breach increases the relationship between promotion focus and voice in the case of job satisfaction. On the other hand, psychological contract breach strongly moderates the relationship between prevention focus and facades of conformity in the case of low job satisfaction. Results are discussed in view of the importance of (a) including the measure of regulatory focus in future studies, (b) the mediating roles of different tactics in explaining the relationship between regulatory foci and job satisfaction and (c) the moderating role of psychological contract breach as a negative workplace event. This paper develops the critique of psychologisation by going narrow and deep into the analysis of the concept of the psychological contract. In its early incarnation, the psychological contract literature explored key elements at the heart of the employment relationship. However, in the current mainstream psychological contract literature, there are four key problems. The paper shows that these problems match on to the wider problems associated with pyschologisation. The concept of the social contract of work is put forward as a way to return productively to the original focus of the field. Gossip is a common phenomenon in the workplace, but yet relatively little is understood about its influence to employees. This study adopts social information theory and social cognitive theory to interpret the diverse literature on gossip, and to develop and test hypotheses concerning some of the antecedents of gossip, with an aim of developing knowledge of the relationship between gossip and employee behaviour in the workplace. The study analysed survey data in a two-stage process, from 362 employees across a range of industries in Taiwan. The findings revealed that job-related gossip predicted employee cynicism and mediated the relationship between psychological contract violation and cynicism, and that non-job-related gossip showed a similar but weaker effect to employee cynicism. The contribution made by this paper is of value to both the academic subject domain and managers in Human Resources. First, we have identified two constructs of gossip, job-related and non-job-related gossip not previously reported and a validated scale has been created. Second, we have confirmed that these different constructs of gossip impact differently on employee behaviour and therefore HR managers should be cautious about gossip in the workplace, as it can cause cynical behaviour amongst employees. 相似文献

This article explores the employability of information and communication technology (ICT) professionals from the perspective of small- and medium-sized enterprises (SMEs). The first stage of analysis, based on over 100 interviews with managers of ICT supplier companies in seven European countries (Germany, Greece, Italy, the Netherlands, Norway, Poland and the UK), showed most SMEs to have a generally ad hoc approach to managing the employability of their ICT professionals. Assessment and development plans were used primarily to keep skills current to business needs; however, the more developed northern European markets showed greater awareness of the ‘high commitment’ benefits of a more sophisticated approach towards career management (e.g. through mentoring or career planning). A second stage of analysis based only on UK interviews builds on this to propose a model of positive employer influence on psychological contracts through career and employability management practices. 相似文献

AbstractThis study identified patterns of psychological contract (PC) and examined how these patterns were related to employee well-being and in-role performance over time (T1–T3). PC was measured at T1 based on cross-sectional data and well-being and performance longitudinally in two consecutive years (T1?T3) among university employees. Latent profile analysis revealed six different patterns of PC at T1. These were labelled (1) strong and balanced (n = 131), (2) average and balanced (n = 382), (3) employer-focused (n = 79), (4) employee-focused (n = 59), (5) balanced transactional (n = 224) and (6) employee-focused relational (n = 322). The longitudinal findings showed that the employees in PC patterns 1 and 2 experienced more vigour at T1–T3 than those in pattern 5, while the employees in pattern 2 reported higher proficiency at work at T1–T2 than those in pattern 6. Employee job satisfaction did not vary between patterns. Altogether, the PC pattern that included many different obligations on the part of both employee and employer seemed to result in better employee well-being and in-role performance. 相似文献

This study advances both psychological contract (PC) and psychological capital (PsyCap) research by testing a novel theoretical model predicting likely worker response, as a joint function of an individual's level of PsyCap and PC type, to perceived failure by the organisation to meet its obligations to the worker–organisation relationship. With a large emergency services organisation using volunteer workers as the research context, the study presents the first empirical evidence from a sample of 592 volunteers that the integrated application of PC and PsyCap theory can contribute to a better understanding of individual responses to an organisation's failure to affirm ongoing support for the volunteer–organisation relationship. 相似文献

Little is known about the satisfaction with employee performance management systems in higher education institutions. In this study, we contribute to this field by focussing on the alignment features of employee performance management systems, on communication related to these systems and on control tightness in the academic unit. An important contribution to the literature is the adoption of an integrated approach to employee performance management in higher education institutions. Employee performance management system features and satisfaction result from a survey to which 589 employees of a Flemish University contributed. Separate estimations are done for different tenure types of academics. The estimation results show that a higher level of internally consistent employee performance management systems, more communication and tighter control are associated with higher academic employee performance management satisfaction. The study also reveals that employee performance management satisfaction depends on the tenure type, suggesting that a diversified employee performance management policy should be considered in universities. 相似文献

The extant operations management literature has extensively investigated the associations among quality, customer satisfaction, and firm profitability. However, the influence of employee attributes on these performance dimensions has rarely been examined. In this study we investigate the impact of employee satisfaction on operational performance in high-contact service industries. Based on an empirical study of 206 service shops in Hong Kong, we examined the hypothesized relationships among employee satisfaction, service quality, customer satisfaction, and firm profitability. Using structural equations modeling, we found that employee satisfaction is significantly related to service quality and to customer satisfaction, while the latter in turn influences firm profitability. We also found that firm profitability has a moderate non-recursive effect on employee satisfaction, leading to a “satisfaction–quality–profit cycle”. Our empirical investigation suggests that employee satisfaction is an important consideration for operations managers to boost service quality and customer satisfaction. We provide empirical evidence that employee satisfaction plays a significant role in enhancing the operational performance of organizations in the high-contact service sector. 相似文献
