From experience: leading dispersed teams   总被引:3,自引:0,他引:3  
Although management can gain great performance benefit from colocating cross‐functional product development teams, colocation is becoming increasingly difficult to achieve as companies globalize and form alliances. Consequently, this article offers guidance to keep your development team functioning effectively even though it may be dispersed across town or around the world. We aim our suggestions at the team leader, but both team members and managers will find helpful ideas and become sensitive to critical issues. For example, management often underestimates the loss in team performance as the team disperses and incorrectly assumes that communication technologies alone will largely overcome the complications of distance. An effective team depends on open, effective communication, which in turn depends on trust among members. Thus, trust is the foundation, but it is also the very quality that is most difficult to build at a distance. For this reason and for several others that occur in the very front of the project, we suggest that if you can get your team together face‐to‐face at any time during the project, do it at the beginning. You can establish trust while you are planning the project together, writing the product specification, formulating working approaches, and creating communication protocols (for example, how long before an e‐mail must be answered?). Likewise, the most important maintenance activity during the middle of the project is retaining an effective level of trust, which is far easier than having to rebuild trust. In part, you accomplish this by “humanizing” the project: sharing team member biographical information, telling an occasional good‐natured joke, and knowing when a colleague's family member is in the hospital. We also cover communication technologies—which ones to select and why you need a variety of media. Although such technologies are necessary for running a dispersed team, they are not nearly as sufficient as many technology suppliers suggest. Another complication is that differences in culture tend to grow as the team spreads over greater distances, encountering different time zones, languages, ethnic groups, and thus corresponding values. Although such differences place challenges before the team, diversity also offers advantages to those who are sensitive to the facets of culture. Consequently, we break culture down into its components and suggest ways of working with each one. Although we tend to underestimate the complications of working at a distance today, in time, teams will learn the skills needed. In the meantime, the perceptive manager and team leader will pay special attention to building these skills.  相似文献

By studying intrinsic sources of motivation, the current research extends theory development in the motivation and commitment field to examine when employees of varying performance intend to leave their organisation. Based upon a nation-wide study of retail banking employees in one of the largest Australian financial institutions (N = 784), we found that for high-performing employees with either a promotion focus or affective commitment, there was significantly reduced intention to leave. The relationship between affective commitment and intention to leave was not significantly strengthened by increases in promotion focus. Implications for development of theories focused on intrinsic sources of motivation and commitment as well as the practical implications for talent retention are discussed.  相似文献

This article estimates the causal effect of distance to health facility on in-facility birth in rural India, taking into account the endogenous placement of the health facility. We find that women living farther away from the health facilities are less likely to give birth at a health facility. Each additional kilometre from the nearest health facility is associated with a 4.4% decline in the probability of in-facility birth. Policy simulation results indicate that providing access to a health facility within 5 km would increase institutional delivery by 10%. Overall, our findings confirm that distance is an important barrier to in-facility births in rural India.  相似文献

Uncertainty about the nature of evaluation can lead to injury prevention programme evaluations being poorly resourced and poorly conducted. The aim of this paper is to demystify programme evaluation and, by stressing its function, offer a perspective on evaluation that may encourage its more widespread integration in the general activity of injury prevention and control. Programme evaluation is best understood simply as the process of getting answers to essential questions about a programme. Methodology used in evaluation needs to be based in empirical science but is otherwise unrestricted except by the chosen question and the practical circumstances relating to the programme and the community in which it is implemented. Discussion about which methodology is appropriate for evaluation research is (unwittingly) a debate about 'which questions should you be asking?'. If the right people ask the right (and properly formulated) questions and build the means of obtaining the information to answer these questions (using appropriate methodology) into the conduct of the programme then evaluation will no longer be a problem but an essential component of the overall effort to reduce the community burden of injury.  相似文献

This paper provides new evidence supporting the hypothesis that patriotism and nationalism influence personal trade policy preferences in addition to the typical economic determinants. It also examines the interaction of the 9/11 terrorist attacks along with patriotism and nationalism on policy preferences. Using the Heckscher-Ohlin model as a theoretical framework, ordered probit estimations were applied to survey responses from an International Social Survey Program survey question about preferences towards limiting imports. Extensions of the model were sequentially estimated to investigate the impact of national identity on policy preferences. The model was augmented to test how feelings of nationalism and patriotism influenced personal trade policy preferences. Data from the International Social Survey Program surveys administered in 1995/1996 and 2003/2004 also allowed us to reflect on the impact of the 9/11 terrorist attacks on trade preferences in the U.S. We found that prior to the 9/11 attacks, nationalism was associated with increased inclinations towards limiting imports while patriotism had no statistically significant impact on trade preferences. The 9/11 attacks made U.S. survey respondents less open to imports. Further, the 9/11 attacks served to reduce the impact of nationalism on the tendency to limit imports while it enhanced the desire to do so through patriotism.

The United Kingdom has recently required an expanded auditor’s report for large public companies. We investigate whether this requirement is associated with an increase in the decision usefulness of the auditor’s report and whether it has indirect consequences on audit fees and quality. Our analyses cover four years surrounding the changes, including companies that transitioned to the new regime and companies that continued issuing the previous report’s format. We do not find evidence that the regulatory change significantly affected investors’ reaction to the release of auditors’ reports, audit fees, or audit quality. Furthermore, we do not find that variation in the expanded reports’ content has affected these outcomes. Although companies with long reports pay comparatively higher fees, the mere increase in disclosure does not affect audit fees or quality. Collectively, our evidence is consistent with the expanded auditor’s report providing little incremental information to investors.  相似文献

The present research tested the effects of being ostracized on risk-taking behavior and how emotional responses to ostracism mediate these effects. In two experiments, undergraduates were either ostracized or included during an Internet ball-toss game (Cyberball). In Experiment 1 (N = 52), ostracism increased self-reported risk-taking inclinations, and the relation between ostracism and risk-taking was mediated by feelings of anger, but not control. In Experiment 2 (N = 72), ostracism increased risky driving during a driving video game. The effect of ostracism on risk-taking was again mediated by post-ostracism anger (but not control or ostracism-induced sadness). This research suggests that anger elicited by ostracism may increase risk-taking.  相似文献
