Despite the proliferation of studies of HR systems, there are still substantial gaps in our understanding of how such systems actually work. This article, by focusing on the neglected areas of HR philosophy and HR processes in the composition of HR systems, and by using a qualitative, employee‐centred approach in the collection and analysis of data, provides new insights into the working of HR systems. Using data from interviews with 56 knowledge workers employed in the information and communications technology sector in Ireland and the UK, we explore employee‐level reactions to two different types of HR systems. We highlight the various ways in which HR processes interact with HR practices and the different outcomes that may result, and we identify the key role of HR philosophy in HR system operation. 相似文献

Knowledge‐intensive firms need to encourage their employees to engage in knowledge exchange and combination (KEC) so as to create the new knowledge that is core to their success. HRM has the potential to play a key role in encouraging KEC, but relatively little is known about the micro‐processes through which HRM and KEC are linked. Based on a sample of 498 knowledge workers in 14 knowledge‐intensive firms in the pharmaceutical and information and communications technology sectors in Ireland and the UK, this study focuses on the knowledge workers themselves and their perceptions of how HR practices influence KEC. In so doing, we drill down into the micro‐foundations of the proposed linkages between HRM and knowledge creation, proffering reflexivity as a translation process in understanding these linkages. 相似文献

This paper first investigates the impact of New Public Management (NPM) practices, particularly competitive grant funding, on Bushcare New South Wales (NSW), an Australian environmental volunteering organisation. Secondly, identifying such local volunteering organisations as repositories of valuable social capital, it explores the link between volunteering and social capital. Using mixed methods and institutional theory, the study reveals that an increased level of professionalism and accountability is required of Bushcare groups, and that local coordinators face a challenge in balancing local, regional and national priorities without sacrificing Bushcare's mission. Using time-diary data from the Time Use in Economic and Social Accounts (TUESA) 1975–76, which covers heterosexual couples in the United States, this paper analyzes the relationship between a state’s adoption of unilateral divorce and couples’ time allocation. Married women in states with unilateral divorce spend less time on core housework than those in states without unilateral divorce, and married men contribute to a greater share of housework. This paper also uses cross-state and time variation in divorce law adoption by including additional data from the early 1990s to estimate the effect of a state’s adoption of unilateral divorce on daily time use. The analysis confirms the findings for women in the 1970s: the availability of unilateral divorce substantially decreases married women’s time spent on housework. The results suggest that the adoption of unilateral divorce law shifts the relative bargaining power within heterosexual married households to women. 相似文献

This paper examines the technological development of the airport and the air transportation system in order to identify opportunities for increased growth and development. The paper identifies two approaches to accomodating growth, which it terms functional refinement and functional discovery. The former refers to incremental improvements, the latter to the discovery of new technological forms and functions. Functional refinements condition and frequently constrain efforts towards functional discovery. For example, efforts to advance “demand management” may not be beneficial for the exploration of new uses for air transportation technology. The paper examines how efforts towards functional refinement might be reoriented towards fostering functional discovery, identifies parallels between the air transportation system and other infrastructure systems, and examines how efforts towards functional refinement that lock out functional discovery run counter to powerful social pressures for flexible, specialized production. 相似文献
