This article investigates the question of where the responsibility for promoting gender equality resides in the Chinese employment context. Utilizing Acker's (2006) inequality regimes framework, the study explores women's underrepresentation in management roles in China and explains the persistence of gender inequalities in managerial echelons of Chinese organizations. Based on 30 interviews with female managers, the findings demonstrate the marketization and individualization of gender equality in organizational activity. The existing gender inequality, and the lack of responsibility for tackling it, has been either legitimized by eluding to the commercial‐only focus of organizations or rendered invisible through a belief in individual choice as the determining factor of career progression for women. Gender inequality in management is also maintained through the compliance of female managers themselves with the presumed legitimacy of gender‐based differential access to managerial roles. References to culture and tradition, market forces, competitive pressures, and individual choices by female managers are often made in explaining the unequal career paths and outcomes for men and women in their organizations. Our findings contribute to the human resource management (HRM) literature by framing macrosocietal context as a dynamic and endogenous aspect of management of human resources in organizations and provide novel insights into the interplay between HRM and societal context. © 2016 Wiley Periodicals, Inc.  相似文献

Erotic capital refers to the use of sexuality for personal gain and has been theorized as a particular source of power (some) women can leverage to advance their interests (Hakim, 2011 Hakim, C. (2011). Erotic capital: The power of attraction in the boardroom and the bedroom. New York, NY: Basic Books. [Google Scholar]). With its overt sexuality, women's roller derby provides an ideal opportunity to investigate erotic capital. Locating erotic capital within a specific time, space, and context, I draw upon third-wave feminism and use in-depth conversational interviews and participant observation to reveal ways “derby girls” perform their sexuality and use it to advance their collective and individual interests. This analysis introduces erotic capital to the leisure literature and demonstrates the intentionality of women's resistance to, and reproduction of, gendered stereotypes, particularly with respect to sexuality. In so doing, the findings highlight a need for rethinking traditional conceptualizations of empowerment whereby resistance equals empowering and reproduction equals disempowering, and initiates a new direction for feminist scholarship in this regard.  相似文献

This study examines how large-scale, predominantly male emigration affects the education of girls staying in Tajikistan, the poorest post-Soviet state and one of the most remittance-dependent economies in the world. Using data from a three-wave household panel survey conducted in 2007, 2009, and 2011, this study finds that the net effect of migration on girls’ schooling turns from positive to negative with girls’ age. These results lend support to various conceptual channels through which the emigration of household members may affect girls’ education, including the relaxation of budget constraints, a change of the household head, and an increase in household work. At the practical level, the results imply that migration can be detrimental to women’s empowerment and cast doubt on whether emigration is an appropriate long-term development strategy for Tajikistan.  相似文献

Self‐help groups (SHGs) are formed to work for increased income through collective effort and use of banking facilities by initiating some income‐generating activities taking advantage of the financial strength of a group. Taking into consideration the significance of SHGs to economic growth, the present study analyzes and compares the management of the income‐generating activities of SHGs in rural and urban areas. It also explores the extent of resource mobilization through various income‐generating activities, and the constraints faced by the SHGs while undertaking these activities. It is an exploratory research in which a multi‐stage stratified cluster random sampling technique was used for the selection of SHGs. Data were collected at group level and member level through purposely developed interview schedules and focused group discussions. The study revealed that, because of various financial and marketing‐related problems occurring while initiating and conducting the activities, very few SHG members actually started new income‐generating activities. Testing of hypotheses indicated that SHGs do not fulfil all the requirements of income‐generating activities carried out by its members. An overall low to medium level of resource mobilization by a majority of the SHGs presented a poor picture of SHGs in generating resources for undertaking entrepreneurial activities.  相似文献

以2008—2012年沪深两市自愿披露社会责任报告的A股上市公司为样本,实证检验了女性高管对企业社会责任信息披露的影响。研究结论表明,女性高管与企业社会责任信息披露水平显著正相关。进一步研究发现,信任环境对女性高管与企业社会责任信息披露之间的正相关关系产生了促进作用;相对于非国有企业,国有企业女性高管对企业社会责任信息披露水平的正面影响更为显著。  相似文献

从营销人员的工作性质、企业因素和个人因素三个方面,强调了激励营销人员的重要性和必要性,分析了目前企业营销激励中存在的问题,如薪酬设计不全面,缺乏符合不同利益需求的激励,个体目标与企业目标不一致等,提出了创新激励营销人员的具体方法,如优化薪酬设计,实施有效的培训,培养员工成就感、归属感,充分授权并指导,发挥员工的最大潜能,以达到留人、用人的目的。  相似文献
