This article explores the ways in which employees may experience and respond to tensions inherent in the mix of potentially conflicting human resource (HR) practices that compose hybrid models of employment relations. By drawing on the job demands–resources (JD‐R) literature and viewing HR practices as “demands” and “resources,” we explore the impact of performance management and employee voice practices on employee well‐being, as exemplified by engagement and emotional exhaustion, in a large public‐sector organization in Ireland. Our findings suggest that employee voice mechanisms may act as a resource in both enhancing engagement and in counterbalancing the demands presented by a performance management system, thus reducing the deleterious effects of emotional exhaustion. Our study extends understanding of hybrid models of human resource management (HRM) and of the ways in which employees manage the contradictory signals that such models may send in terms of performance expectations. © 2015 Wiley Periodicals, Inc. 相似文献

This article summarizes recent research that examined the impact of project managers' emotional intelligence (EI) on observations of interpersonal competence. The goal was to determine whether EI assessment scores show significant relationships with the interpersonal competency ratings project managers receive. Assessments based on the ability model (Mayer, Salovey, & Caruso, 2002 ) and mixed model (Bar‐On, 2000 ) of EI were utilized. Results indicate meaningful relationships with both models and the domains of conflict management and problem solving. The mixed model outperformed the ability model, demonstrating a consistent relationship to all interpersonal domains. Expanded use of the mixed model appears warranted. 相似文献

The paper first investigates how Chinese small-to-medium enterprises’ (SMEs) network ties at home moderate the relationships between different international entrepreneurship (IE) characteristics and the degree of internationalization of the firm. The paper further explores how the Chinese SMEs’ ownership arrangement might explain the boundary conditions of the proposed moderating effects of network ties on the relationship between IE characteristics and internationalization. Findings of our empirical study generally support the hypotheses derived from our theoretical framework. The paper offers new insights into the internationalization of Chinese SMEs by ascertaining the differential contingent value of business versus political ties in the relationship between IE characteristics and internationalization and explores the bounds of our findings in terms of the ownership arrangement unique to the Chinese context. 相似文献

Relevant work experience is an important factor in determining the sales performance of travel agents. Unfortunately, some individuals learn more from experience than others. Adapting consumer information processing theory to a personal selling perspective, this study suggests that a major cause of variance in the experience/performance relationship can be explained by the degree to which an agent is motivated to acquire expertise in the form of relevant knowledge and skills. The results show that motivated agents are more likely to acquire greater functional expertise, while relatively unmotivated agents are more likely to acquire greater symbolic expertise. Only functional expertise was shown to be a significant predictor of performance. Managerial implications and directions for future research are presented. 相似文献

The present research investigated the causal relationship between daily surface acting and fatigue at the within-person level. With a longitudinal approach – experience sampling method – based on 10 successive days’ data, this study explored the lagged consequence of service employees’ daily surface acting. The results of multilevel analysis showed that the daily performance of surface acting decreased service employees’ subsequent day’s emotional well-being in the form of increased fatigue. Further, sleep conditions were found to alleviate this detrimental effect. This within-person level investigation of the causal lagged effect of daily surface acting and its moderating contextual factor complements the current emotional labor literature that has overly focused on the between-person level.
