员工的活性化与活性化的组织

职工队伍的活性化（empowerment)是全面质量管理中最为重要的概念之一，是职工参与的一种高级形式。活性化是指这样一种状态，即被激活的职工在规定的限度内，具有做决定和采取行动的知识、技能、职权和欲望。使组织的成员活性化是实现组织目标的关键举措之一。 本文着重讨论了活性化的含义、活性化组织的特征以及组织实现活性的各种途径。     

多源程序公平气氛影响个体创造力的跨层次效应

从来源角度探讨组织公平,是对现有多维度公平理论框架的重要补充。基于动机理论中的自我决定理论,以来自20个组织55个团队的250份团队领导与成员配对问卷为样本,探索中国情境下多源程序公平气氛对个体创造力的跨层次影响及作用机理。研究结果显示:不同来源（来源于领导和来源于组织）的程序公平气氛均对个体创造力有显著正向影响;心理授权在来源于领导的程序公平气氛和来源于组织的程序公平气氛对个体创造力的跨层次影响中均发挥中介作用;权力距离在来源于组织的程序公平气氛与员工心理授权的关系间起调节作用,即权力距离越高,来源于组织的程序公平气氛对员工心理授权的影响越强。     

科研人员职务科技成果赋权、组织能力与衍生创业间关系研究

科研人员职务科技成果赋权是推动职务科技成果转化的重要制度设计。现有研究多从权力改革视角探究赋权科研人员的作用效果,忽视了权力改革后组织能力支持对赋权效果的重要影响。选取中国科学院西安光学精密机械研究所作为案例研究对象,运用扎根理论,深入探究科研人员职务科技成果赋权、组织能力与衍生创业的关系。结果发现,科研人员职务科技成果所有权和长期使用权赋权对科研人员衍生创业具有正向影响;科研人员职务科技成果收益权下放程度与科研人员衍生创业呈倒U型关系;组织能力中的组织文化塑造能力、组织资源整合能力和组织制度构建能力分别在科研人员职务科技成果赋权影响衍生创业的过程中发挥中介作用。     

An Integrative Approach to Empowerment

Abstract

While public organizations have focused on structural empowerment as a strategy to reform public bureaucracies, there is no consensus on the conceptualization or dimensionality of this construct. In addition, public organizations have paid little attention to the importance of psychological empowerment in their reform efforts. This article examines the construct validity of multidimensional measures of structural empowerment – consisting of participative decision making, feedback, and delegation – and psychological empowerment – consisting of meaning, competence, self-determination, and impact – and develops an integrative model of empowerment. A confirmatory factor analysis (CFA), conducted with the data from a sample of 191 public employees, showed support for a multifactor model that integrates the two types of empowerment.     

Disentangling organizational commitment in hospitality industry: The roles of empowerment,enrichment, satisfaction and gender

This Paper identifies how the motivational strategies of empowerment and enrichment affect on the organizational commitment of hotel staff, and how the job satisfaction mediates in these relationships. We applied a Structural Equations Modeling to a sample of 257 front line hotel employees from Madrid, of which 144 were men and 113 were women. Our results provide evidence about several contributions: first, employees empowerment significantly grows job enrichment and organizational commitment; second, job enrichment increase workers’ satisfaction and commitment; third, job satisfaction enhances organizational commitment; fourth, job enrichment plays a mediating role between empowerment and both satisfaction and organizational commitment; fifth, satisfaction mediates between enrichment and commitment; finally, gender moderates the relationship between enrichment and commitment.     

THE EMPOWERMENT OF FRONTLINE SERVICE STAFF IN 3PL COMPANIES

Research on third‐party logistics (3PL) service providers has focused more on managing customer relationships than on managing the frontline personnel who interact with customers on a daily basis. Thus, even though the overall need for 3PL's to be market‐oriented is well‐recognized, relatively little is known about how 3PL companies support and develop frontline service staff to provide better service. This study draws on 3PL company site managers' responses to a postal survey that examines the influences of internal communication, customer service training and managerial coaching for customer contact employees on the relationship between market orientation and frontline service recovery empowerment.     

Different Manifestations of the Concept of Empowerment: The Politics of Urban Renewal in the United States and the United Kingdom

Over the course of the 1990s the concept of empowerment became firmly established within the vocabulary of urban politics in several different national contexts. This article analyzes the spread of this concept by looking at the politics of urban renewal in the United States and the United Kingdom. It shows that even if (and possibly because) the definition of empowerment remained vague, the turn to empowerment came out of and contributed to a shift in the nature of urban politics and to a reconfiguration of governmental methods, the role of the state and, consequently, to changes in civil society, all of which were associated with a rise to prominence of a neoliberal perspective.
