This article explores the relationships between human resource (HR) flexibility, organizational culture, and organizational performance. Drawing on previous works, we develop a conceptual model that links the constructs together. It is hypothesized that the three sub-dimensions of HR flexibility (i.e. employee skill flexibility, employee behaviour flexibility, and HR practice flexibility) affect adaptability culture, which in turn impacts HR-related and market-related outcomes. The data were collected via a questionnaire survey of HR directors/managers in multinational corporations (MNCs) in Hong Kong. The results of structural equation modelling (SEM) reveal the positive effects of employee behaviour flexibility and HR practice flexibility on adaptability culture. Employee skill flexibility, however, exerts no such effect. Further, adaptability culture is found to affect both HR-related and market-related performance in a positive manner.  相似文献

This article contributes to the debate on wage flexibility by estimating the return to skills and performance for a sample of Portuguese retail bankers. If the relevance of skills in the contemporary workplace is unquestionable, their role as the main determinant of earnings is doubtful. The argument of this article is that firms are not adjusting individual wages according to information obtained from on-the-job appraisals subsequent to employment. The banks show a selective approach to rewarding skills and performance, and they still manage as an internal labour market. The idiosyncratic nature of skills may offer a partial explanation for the persistence of this model. However, the evidence points to the presence of hybrid models. While the return to organisational skills reinforces the role of specific skills, the return to cognitive skills suggests that there is competition around general skills in the banking industry.  相似文献

The purpose of this paper is to increase the understanding of the existence of work flexibility and its relevance to internal marketing. Friendly forms of work flexibility are critical to an improved understanding of the role internal marketing should have to achieve better service quality performance. This exploratory study is based on a sample of 2997 private-sector organisations provided by the CRANET survey. The results show the divergence in industry business patterns in the use of friendly and unfriendly flexible work arrangements. Service companies tend to use friendly flexible working practices in larger proportions. The analysis reveals a small negative relationship between unfriendly practices and service quality. These findings may suggest that service organisations tend to create more supportive environments when offering flexible work arrangements that are friendlier for individual workers and their families.  相似文献

Outsourcing is a widely extended practice for many industries competing at the global level. Through outsourcing, firms are able to clearly define their core field of activities while transferring non-core activities to organizations enabled to perform them with higher degrees of efficiency. However, outsourcing is not exempted from some risks, especially those derived from process coordination, information sharing, or oportunistic behaviours. Operations flexibility can play a fundamental role in moderating these risks while increasing the benefits from outsourcing by decreasing the level of dependence on the outsourced activities. In this paper, a structural analysis is performed to analyse the relationship between operations flexibility and outsourcing benefits in service firms. Results show that higher levels of flexibility in the informations systems, markets, expansion, and personnel dimensions are directly related to higher outsourcing benefits.  相似文献

Abstract

The emergence of a more reflexive and discerning customer has created inter alia a demand for ‘better’ food (i.e. quality and ‘authenticity’) in terms of sourcing, processing, and specialist distribution/retailing. As a consequence, the food production/distribution industry is under pressure to change many of its practices. One manifestation is the emergence of farmers' markets and the associated emphasis on ‘local’ food. This paper aims to identify the extent to which ‘conscious’ consumers are committed to buying local foodstuffs and supporting local food producers, especially from farmers’ markets. Given the exploratory nature of this research, a qualitative approach was undertaken using in-depth interviews with ‘conscious’ consumers. The results reveal that ‘conscious’ consumers recognise their own limitations (i.e. time, convenience, and price) but also demonstrate that integrating ethical considerations into their consumption behaviour is a complex and flexible task. A number of strategic actions for farmers’ markets are proposed to help differentiate their provision, particularly in terms of capitalising on perceptions of authenticity and locality.  相似文献

Abstract

A great deal of research has been undertaken in the area of growth and yet the reason why some small businesses grow faster and more successful than others, has not received sufficient research attention and little is known. This study sought to provide some understanding of the broad question “Why do some small businesses grow faster and ‘successful’ while others do not get beyond the ‘foothills’”.

The conclusion that can be drawn from this study is that it is the actions of the individual entrepreneurs and their management teams that are more significant in achieving business growth. The entrepreneurs in the sample possessed some willingness to pursue opportunities, to marshal resources and initiate actions rather than to react to other people's actions. The owner-managers did not possess the entrepreneurial and management skills authomatically but were acqwuired over time. Our understanding of the growth of small businesses was derived from the in-depth interviews held with the owner-managers themselves on how their businesses evolved over time.  相似文献

This paper analyzes small firm performance in relation to efficiency and flexibility strategies. Using configuration theory, the authors propose that small firms that pursue efficiency strategies or flexibility strategies outperform those that attempt to pursue both. Additionally, size is used as a configurational attribute to develop competing hypotheses on whether efficiency strategies or flexibility strategies are better suited for small firm performance. In two samples of 200 and 144 privately‐held small firms, firms that mixed efficiency and flexibility strategies significantly underperformed. No significant performance differences were found between firms utilizing only efficiency strategies and those utilizing only flexibility strategies. Copyright © 2005 John Wiley & Sons, Ltd.  相似文献

This article describes a web-based computer-assisted tool for diagnosing progress in international negotiation. Following a discussion of the need for such a tool, we provide the research sources for its development, present the model on which it is based, describe how it works, and present the results of attempts to validate its diagnoses with case materials. Focusing on flexibility in negotiation, the program consists of questions divided into five categories: issues, parties, delegations, situation, and process. The questions track to variables shown in published studies to influence flexibility. Answers to the questions are processed according to algorithms that include weights derived from the results of a statistical meta-analysis of bargaining studies. An example of the question-answer format and computations leading to the diagnoses are provided. A help function that provides advice for resolving impasses is also described. Strong correspondences between diagnoses generated by the program and actual outcomes obtained in a number of cases attest to the validity of the approach. The article concludes with ideas for further development stimulated by the web-based version of the program.  相似文献
