The socialization literature has long recognized the important role of perceived insider status in facilitating newcomer adjustment, but knowledge on how to cultivate this desirable psychological state is limited. This study examines newcomer–supervisor exchange as an antecedent of perceived insider status of newcomers, which in turn facilitates their social adjustment and task mastery during organizational entry. We also explore incumbent support as a boundary condition for these effects. We conducted a survey study on 320 new employees and 92 supervisors in China. This study revealed that newcomer–supervisor exchange was related positively to newcomers’ perceived insider status, and perceived insider status mediated the positive relationships of newcomer–supervisor exchange with social adjustment and task mastery. In addition, incumbent support moderated the positive relationship between newcomer–supervisor exchange and perceived insider status, as well as the positive mediated relationships of newcomer–supervisor exchange with social adjustment and task mastery through perceived insider status. Specifically, these relationships were weaker when incumbent support was higher. Theoretical and practical implications were discussed.  相似文献

The rapid industrialization and growth across the world have fostered the consumption of luxury fashion brands. Electronic word-of- mouth on social media (eWOM) is fast becoming an effective and germane strategy to engage luxury consumers through posting pictures, sharing reviews, and communicating information on platforms like Facebook, Instagram, and TikTok. Extant research has not examined the antecedents and drivers that lead to eWOM behavior. We leverage self-congruity theory and through its focal lens, our study addresses this research gap through a survey conducted with 453 consumers in Mexico, Latin America's fastest growing market. Our results indicate that need for status, susceptibility to normative influence, and luxury brand involvement, moderated by authentic pride and social media influencers lead to eWOM behavior on social media. We also demonstrate that luxury brand involvement and susceptibility to normative influence mediate the relationship between need for status and eWOM behavior on social media. The study provides important implications to managers and researchers by suggesting long-term actionable strategies for growth that can help luxury firms develop a sustainable competitive advantage over rivals and competitors.  相似文献

We tested relationships between employee quit rates and two bundles of human resource (HR) practices that reflect the different interests of the two parties involved in the employment relationship. To understand the boundary conditions for these effects, we examined an external contingency proposed to influence the exchange-based effects of HR practices on subsequent quit rates – the local industry-specific unemployment rate – and an internal contingency proposed to shape employees’ conceptualization of their exchange relationship – their employment status (i.e. full-time, part-time and temporary employment). Analyses of lagged data from over 200 Canadian establishments show that inducement HR practices (e.g. extensive benefits) and performance expectation HR practices (e.g. performance-based bonuses) had different effects on quit rates, and the former effect was moderated by unemployment rate. The effects of HR practices on quit rates did not differ between FT and PT employees, but a different pattern of main and interactive effects was found among temporary workers. These findings suggest that employees’ exchange-based decisions to leave may be less affected by the number of hours they expect to work each week, and more by the number of weeks they expect to work.  相似文献

如何减少欺骗是当前中国社会普遍面临的问题。文章结合社会地位理论和自我概念理论,研究了减少欺骗行为的机制。我们利用实验室实验,区分先赋性和自致性两种地位获取方式,用欺骗博弈来检验不同社会地位来源对欺骗决策的影响。结果发现,个人通过真实劳动获得的自致性社会地位可以显著减少欺骗行为;由于幸运得到的先赋性社会地位不能减少欺骗行为。同时,非物质收益的社会地位比赋予物质收益的社会地位更有效减少欺骗行为,说明物质收益是对市场化自我概念的提醒,从而无助于降低欺骗。研究结果在剔除策略性行为后依然稳健。研究有效验证了Mazar et al.(2008)关于影响欺骗行为的自我概念内在决定机制,并对各类组织提升诚信管理具有重要借鉴意义。  相似文献

Some assistant analyses are put forward in "Enterprise Investment Decision Management". The scientific marginal analysis shows that the assistant analyses including the duration analysis are wrong. The first objective of this article is to clarify which model best captures the structure and trend of the influence of social origin on children's education. The second objective is to analyse how general conclusions on historical trends in educational reproduction change if we add mother's status background to the model. Six contrasting hypotheses are derived fromthe body of literature dealing with models on families' socioeconomic status. All hypotheses are translated into empirical models and their explained variance is compared. A pooled data set is used that contains data from the Netherlands, West Germany, and the USA. The Modified Dominance Model, that distinguishes the influence of the highest from thelowest status parent, has the best model fit. Regarding the second objective we see that adding the mother's influence to that of the father's does not change general conclusions on trends in educational reproduction. Over time the influence of both parents decreases continuously. However, the influence of the mother's education and occupational status on children's educational attainment is substantive.  相似文献

养老保险金替代率是指一定地区当年离退休(含退职,下同)人员的养老金平均水平与该地区当年职工平均工资水平的比率,其是否合理,将影响到养老保险制度安排和政策取向。养老保险金替代率目标的确定,将受到一个国家或者地区的社会保障水平和经济发展水平等因素的影响。按照中国对基本养老保险制度改革的总体思路,未来基本养老保险金替代率目标确定为60%左右。目前,中国基本养老保险金替代率目标已经接近制度改革的目标,北京市的基本养老保险金替代率明显低于全国水平。企业退休金的替代率又明显低于事业和机关单位的退休金替代率,并呈现持续下降的趋势,应当设法进行遏止。  相似文献
